Many scholars have set out to re-read, deconstruct and reconstruct organizational texts in terms of gender. Their work examines the gender subtexts in the extant literature. First, this text uses the term ‘gender subtext’ and discusses the methodological basis of gender subtext discourse. Then, eight forms of gender subtext are presented, which reflect the current reproduction of gender in organizational discourse. These variations of gender subtext are based on a re-reading of 24 texts. This paper forms part of a wider intellectual objective of creating discursive space, which transgresses mainstream malestream disciplinary borders, aiming to create ‘gendered organization theory’.  相似文献

Thirty years ago sociological research began to discover what workplace romance might mean for the participants. Since then management research has tended to adopt a functionalist approach, using survey methods, or third‐party approaches to ask about company policy and negative consequences of workplace romance, warning of the dangers and consequences of romance and offering solutions for managers on how to deal with this potential problem. Drawing on the sexuality of organization and critical literature, and adopting a position of constructivist structuralism with a qualitative research method, this research looks at how the concept of workplace romance is defined and negotiated within a public‐house setting. It examines the ‘rules of engagement’, the personal experiences and views of both managers and workers, as well as first‐hand stories of workplace romance. Romance was conceptualized as ‘natural’ and something that could not be legislated for, where unwritten rules were defined but often ignored. However, the ‘rules of engagement’ emerged as favouring particular groups depending on gender, position in the hierarchy and sexual identity. Subjective value judgements are made, often resting on gendered assumptions of male and female behaviour.  相似文献

This paper explores the significance of contemporary celebrity businesswomen as role models for women aspiring to leadership in business. We explore the kind of gendered ideals they model and promote to women through their autobiographical narratives, and analyse how these ideals map against a contemporary postfeminist sensibility to further understand the potential of these role models to redress the under‐representation of women in management and leadership. Our findings show that celebrity businesswomen present a role model that we call the ‘female hero’, a figure characterized by 3Cs: confidence to jump over gendered barriers; control in managing these barriers; and courage to push through them. We argue that the ‘female hero’ role model is deeply embedded in the contemporary postfeminist sensibility; it offers exclusively individualized solutions to inequality by calling on women to change themselves to succeed, and therefore has limited capacity to challenge the current gendered status quo in management and leadership. The paper contributes to current literature on role models by generating a more differentiated and socially situated understanding of distant female role models in business and extending our understanding of their potential to generate sustainable and long‐term change in advancing gendered change in management and leadership.  相似文献

The aim of this paper is to examine the ways in which leadership at middle management level in the public realm is gendered. This is attempted largely through a consideration of academic literature, supported by some empirical findings from a research investigation into higher education and social work in Sweden and England and a review of literature that reveals varying types of leadership characterized as masculinist. Taking the position that context shapes social relationships and subject positions, and provides opportunities as well as constraints, we consider leadership in the public sector under the sway of new public management, framed by neo‐liberalism and the valorization of competition, self‐interested instrumentality, uncertainty and risk, operationalized in public sector organizations through performative regimes. It is argued that while some women and men are willing participants in the new regimes, others are antagonistic or ambivalent, finding themselves mired in neo‐bureaucratic processes of surveillance and control, often stuck in occupational cul‐de‐sacs. It is contended that neo‐liberalism and new public management are associated with masculinist forms of rationality that elevate individual winners and losers and divert attention from collective issues of gender. Rather than focus on gendered styles of leadership it is suggested that it is more important to look at their gendered performance and effects.  相似文献

This paper explores why and how sexuality intertwines with gender in the organizational context of academic institutions. Drawing on insights from the work of psychoanalyst post‐structuralist feminists Luce Irigaray, Hélène Cixous and Julia Kristeva, we explore the institutionalized abjection of the real and imagined (woman's) body as the root cause of her relative exclusion from knowledge (creation) and her subordinate position in it. The project is analytical as well as political: it both unravels and opposes the ways gender is superimposed on sexuality and how we as academics might collude, legitimize and perpetuate and gendered sexualized (and therefore exclusionary) ways of organizing in/of society. The findings of an empirical study of a sample of women academics in management and business schools in England are discussed in the light of the proposed theory.  相似文献

This paper explores differences in the nature of decisions taken by males and females. Women are playing an increasingly important role in business management and managers are ultimately tested and evaluated in terms of their success in making decisions. Consequently any difference in the character and quality of decisions taken by male and female managers will have important implications for organizations. This paper reviews the literature, and reports two pieces of empirical work which investigate the connections between gender and decision making. The decision-making characteristics of males and females in a ‘non-managerial’ population in which the majority of individuals have not undergone formal management education are contrasted with a ‘managerial’ population of potential and actual managers who have undertaken such education. It is argued that women are often excluded from managerial positions of authority and leadership due to stereotypes, which have been constructed by observing ‘non-managerial’ populations at large. The paper concludes, however, that these stereotypes may not apply to managers as in the ‘managerial’ sub-population males and females display similar risk propensity and make decisions of equal quality.  相似文献

This paper contributes to a neglected topic area about lesbian, gay, bisexual and trans people's employment experiences in UK business and management schools. Drawing on queer theory to problematize essentialist notions of sexuality, we explore how gay male academics negotiate and challenge discourses of heteronormativity within different work contexts. Using in‐depth interview data, the paper shows that gay male academics are continually constrained by heteronormativity in constructing viable subject positions as ‘normal’, often having to reproduce heteronormative values that squeeze opportunities for generating non‐heteronormative ‘queer’ sexualities, identities and selves. Constructing a presence as an openly gay academic can invoke another binary through which identities are (re)constructed: as either ‘gay’ (a cleaned up version of gay male sexuality that sustains a heteronormative moral order) or ‘queer’ (cast as radical, disruptive and sexually promiscuous). Data also reveal how gay men challenge organizational heteronormativities through teaching and research activities, producing reverse discourses and creating alternative knowledge/power regimes, despite institutional barriers and risks of perpetuating heteronormative binaries and constructs. Study findings call for pedagogical and research practices that ‘queer’ (rupture, destabilize, disrupt) management knowledge and the heterosexual/homosexual binary, enabling non‐heteronormative voices, perspectives, identities and ways of relating to emerge in queer(er) business and management schools.  相似文献

A substantial body of risk research indicates that women and men differ in their perceptions of risk. This paper discusses how they differ and why. A review of a number of existing empirical studies of risk perception points at several problems, regarding what gender differences are found in such studies, and how these differences are accounted for. Firstly, quantitative approaches, which have so far dominated risk research, and qualitative approaches give different, sometimes even contradictory images of women's and men's perceptions of risk. Secondly, the gender differences that appear are often left unexplained, and even when explanations are suggested, these are seldom related to gender research and gender theory in any systematic way. This paper argues that a coherent, theoretically informed gender perspective on risk is needed to improve the understanding of women's and men's risk perceptions. An analysis of social theories of gender points out some relations and distinctions which should be considered in such a perspective. It is argued that gender structures, reflected in gendered ideology and gendered practice, give rise to systematic gender differences in the perception of risk. These gender differences may be of different kinds, and their investigation requires the use of qualitative as well as quantitative methods. In conclusion, the arguments about gender and risk perception are brought together in a theoretical model which might serve as a starting point for further research.  相似文献

While much of the literature on gender focuses on role models, this paper extends the understanding of gendered professional identification processes by exploring these processes through the lenses of idealization and admiration. Using the method of discourse analysis to analyse MBA students' accounts of people with whom they identify, this paper explores discourses of idealization, defined as aggrandizing a person, and of admiration, which means discussing positive as well as negative and neutral characteristics of a person. It is shown, first, that most male and female MBA students idealized the self‐made ‘authentic’ CEO or founder of an organization and, second, that women mainly admired other women through naming their positive, neutral and negative attributes. The paper thereby adds to understanding of how gendered identification processes are structured by idealization and admiration.  相似文献

The article explores self-initiated expatriate women's experiences of working and learning in the United Arab Emirates (UAE). Adler's (Adler, N. 1987. Pacific basin managers: A Gaijin, not a woman. Human Resource Management 26, no. 2: 169–91) seminal study and Tung's (Tung, R.L. 2004. Female expatriates: The model of the global manager. Organizational Dynamics 33: 243–53) research suggest that expatriate women operating in a foreign host culture are categorized as a ‘Third Gender’: host nationals would perceive them as ‘foreign’ first and ‘women’ second, consequently according them different privileged treatment inworkplaces than host national women colleagues. This qualitative study of self-initiated expatriate women highlights how the women's constructions of themselves as ‘foreign’ and ‘female’ in the UAE provide a lens through which they reflect upon their own experiences of learning and development. In the absence of support from their own organizations and/or driven by their own aspirations, the women embarked upon their professional development initiatives; networking, coaching and formal qualifications. Key themes of vulnerability in being a foreigner, gendered workplaces, informal learning and women's agency in their own learning and development emerge from the analysis. The women's experiences suggest that their ‘Third Gender’ identity frames both constraints and opportunities within their social and work environment. The research focus on self-initiated expatriate women developing their professional practice, without the organizational Human Resource Development (HRD) support normally provided for assigned expatriates, is a key contribution to HRD, expatriate and international management literature where gender has tended to be ignored.  相似文献

This article presents results from two complementary experiments that examine the effects of a potential obstacle to female leadership: gendered language in the form of masculine leadership titles. In the first experiment (N = 1753), we utilize an unobtrusive writing task to find that a masculine title (“Chairman” vs. “Chair”) increases assumptions that a hypothetical leader is a man, even when the leader’s gender is left unspecified. In the second experiment (N = 1000), we use a surprise recall task and a treatment that unambiguously communicates the leader’s gender to find that a masculine title increases the accuracy of leader recollection only when the leader is a man. In both studies, we find no significant differences by gender of respondents in the effects of masculine language on reinforcing the link between masculinity and leadership. Thus, implicitly sexist language as codified in masculine titles can reinforce stereotypes that tie masculinity to leadership and consequently, weaken the connection between women and leadership.  相似文献

Riyadh is one of the most gender-segregated cities in the world. However, as gender segregation is less enforced on sidewalks, it provides an optimal case study for a space where women and men may be co-present. Thus, this paper aims to increase the understanding of the relationship between sociocultural norms and spatial programming regarding spatio-temporal inclusion or exclusion in public urban spaces. The results show that women’s use and access to sidewalks are influenced by gender norms, religious values, gendered regulations, and generic spatial programming. For instance, regulations limit the use of outdoor seating to men only, thus sidewalks adjacent to, e.g., cafes function as mono-gender spaces dominated by men. However, young women negotiate spatially bounded gender norms through their presence, behaviour, and dress. Although sidewalks are conceived as men’s space, women account for nearly half of the users, but their use often goes unnoticed as women self-regulate their spatio-temporal and visible presence. The study presents six types of women’s spatio-temporal behaviours with varying degrees of visible and invisible users. Ultimately, this paper argues that planning for inclusive sidewalks cannot be addressed solely through the ‘universal’ characterization of space; it should also be supplemented by context-specific knowledge regarding the socio-spatial needs.  相似文献

There is a lack of research that problematizes solidarity behaviour and the Queen Bee label for women in management. Few studies contextualize the propensity for women to support each other to reach senior management or surface the shadow side of relationships between women in management. Underpinning assumptions of solidarity behaviour and Queen Bee focus upon individual women's behaviour. Neither questions whether women are enabled ‘natural allies’. It is assumed that women align themselves with women; in senior management women are responsible for the ‘women in management mantle’, and when they do not conform they are pejoratively labelled Queen Bees. Queen Bee ‘blames’ women for not supporting each other, constructs women as out of place in senior management and maintains a gendered status quo. This article provides a conceptual critique of solidarity behaviour and the Queen Bee as labels researchers and the popular media attach to women's behaviour in organizations. The aim is to challenge assumptions and inherent contradictions and highlight the negative impact of the sexist Queen Bee label, prompting us to reflexively question and challenge our own assumptions about solidarity behaviour and use of the Queen Bee label, to prevent unrealistic expectations of senior women and continued pejorative construction of women in management.  相似文献

This paper advances contemporary gendered analyses of entrepreneurial activity by exploring self‐employment amongst gay men and lesbian women. Within current entrepreneurial debate, heterosexual women have become the visible embodiment of the gendered subject. Our contribution is to queer this assumption when focusing upon the entrepreneurial activity of gays and lesbians. Our core question investigates if ‘there is evidence of differences between homosexuals and heterosexuals in their likelihood of being entrepreneurially active’. To address this question, we contrast competing notions of gender stereotypes and discrimination whilst drawing on findings from a large‐scale population‐based study of 163,000 UK adults. We find few differences between homosexuals and heterosexuals; this persists after examining intersectional patterns and considering if gay and lesbian entrepreneurs choose particular sectors, geographies or forms of self‐employment. As our discussion highlights, the value of this study lies within its critique of contemporary analyses of gender which assume it is an end‐point rather than a foundation for analysing gender as a multiplicity.  相似文献

This paper demonstrates that engagement in innovation and enterprise activity in SET departments within three UK universities is, in part, gendered. A Bourdieuian approach is adopted to identify underlying structures and practices that have causal powers to generate gender‐based inequalities. Drawing on empirical research with 52 participants, this study reveals gendered science enterprise experiences, characterized by a field that is considered strong in shaping the habitus and presenting stark options to women in pursuit of their careers. It demonstrates the multilayered nature of the fields that shape gendered experiences and resultant inequalities by taking into account individual dispositions of academics and their habitus, including their science enterprise experience and the wider commercial field beyond the university, and generates a number of implications for practice and policy.  相似文献

Change is now a way of life; however, change is also a difficult and elusive process to manage effectively. Most change models are task focused and look at the practicalities of managing change as an isolated event very much in the ‘here and now’. This article, however, proposes a meta-model for managing the overall change process along a ‘time’ dimension. By placing time as a central concept in change management and addressing the issues related to the past, creating a viable future vision, and identifying what is needed in the present to move to the desired state, HR practitioners can help manage the whole process more effectively and efficiently.  相似文献

Gender inequality is a widespread organizational challenge, however, research on gender in the workplace suffers from stagnation in mainstream management research. A positive work and organizations perspective has the capacity to augment problem‐focused gender research with new approaches to boosting gender equity. Yet, contributions that utilize such a perspective are sparsely spread across nearly two decades’ time and dozens of journals with differing disciplinary foci. This paper aims to reinvigorate gender research in management research by consolidating insights that have emerged through the application of a positive perspective. Therefore, we systematically review articles published in 21 management and psychological journals between 2001 and 2016. Four main themes emerged as drivers of gender research from a positive perspective: performance, social integration, well‐being, and justice/moral matters. The contributions within these themes highlight pathways to organizational flourishing through positive diversity and inclusion behaviors and practices. Thus, this paper provides a conceptual map for navigating and planning further research.  相似文献

This field study focuses on verbal consideration, which is a leadership behaviour that expresses esteem for the follower and her or his work, knowledge and opinion. It was assumed that the relationship between verbal consideration and various outcomes is moderated by the leader's gender. One‐hundred‐and‐forty leaders and 455 of their direct followers were surveyed in a one‐wave questionnaire study in Germany. Male and female leaders showed the same degree of verbal consideration as rated by their followers. Verbal consideration is related to three out of four outcome variables for both sexes. One unexpected moderating effect of leaders' gender was found: followers of male leaders displaying verbal consideration report less ‘irritation’ (a state of exhaustion considered a threat to good task fulfilment). One explanation may be that male leaders get ‘extra credit’ for showing verbal consideration as it may be thought to entail special effort, whereas for female leaders it may be seen as normal and routine. This assumption should be examined in further studies in order to get more information about the different mechanisms by which female and male leaders reach the same quality of outcomes.  相似文献

‘Managing change’ appears a simple enough term. However, no common ontological assumption underlies either the notion of ‘managing’ or that of ‘change’. In this paper, we identify different assumptions about both what it means to manage and the nature of change outcomes. From these assumptions we derive six different images of managing organizational change: directing, navigating, caretaking, coaching, interpreting and nurturing. We show how each image is underpinned by different organization theories. We then take each image and show how the differing ontological assumptions about managing and change outcomes are associated with different research agendas. We illustrate this by focusing on three elements commonly associated with managing organizational change: vision, communication and resistance.  相似文献

This paper responds to the dearth of research into women's negative intra‐gender relations and lack of understanding as to why and how these relations manifest. Through a qualitative study of women elite leaders' experiences in UK organizations, the research considers how gendered contexts, women doing gender well and differently simultaneously, intra‐gender competition and female misogyny may explain negative intra‐gender social relations between women. We consider micro‐aggression research and women's abjection and offer a unique conceptualization of intra‐gender micro‐violence with themes of disassociating, suppression of opportunity and abject appearance. The themes illustrate how the masculine symbolic order shapes and constrains women elite leaders' social relations with other women. We conclude that raising consciousness to intra‐gender micro‐violence between women is important as a means of disruption; to facilitate women and men's acceptance of intra‐gender differences between women; and to open up opportunities and possibilities for women in organizations.  相似文献
