基于"分配公平-互动公平"二维度组合,对组织公平组合与员工沉默行为的关系进行了研究。首先以员工沉默行为为结果变量,验证了在中国情境下,程序公平对员工沉默行为影响并不显著,继而通过对"分配公平-互动公平"为基础构成的4种公平感组合进行均值比较。研究结果表明,在"低分配-低互动"公平氛围中,最容易导致员工沉默行为的发生;工具性取向的分配公平和非工具性取向的互动公平对减少组织中的员工沉默行为而言同样重要。企业管理者应同时缔造动态统一的组织公平氛围,才能提高员工对组织的承诺感和认同感,减少沉默行为的发生。  相似文献

本文编制了结构化的企业员工组织承诺、组织公平和组织支持的问卷,对几家企业的4000多名员工进行了实地调查。用情感承诺、持续承诺来衡量组织承诺;用分配公平、互动公平来衡量组织公平感。分析结果显示,组织公平与组织承诺积极关系。分析结果证实了组织支持对组织公平与组织承诺关系的中介作用。构建了组织公平影响组织承诺的理论框架。最后指出了本次研究的一些局限以及就将来研究的一些方向给出一些建议。  相似文献

采用问卷调查法,以中国3家企业340名员工为研究对象,以公平理论和社会交换理论为研究框架,提出领导公平、信息公平与组织人际和谐关系的研究模型。构建结构方程和层次回归模型,利用PASW STATISTICS 18.0和LISREL 8.80分析软件,采用探索性因子分析和验证性因子分析对组织人际和谐的三维结构观点进行检验,应用层级回归分析方法探讨领导公平、信息公平及其交互项对组织人际和谐的影响。研究结果表明,领导公平和信息公平对工具和谐具有显著的正向影响,但其交互项不显著;领导公平对价值和谐具有显著的负向影响,而信息公平对价值和谐具有显著的正向影响,交互效应显著;领导公平和信息公平对和谐阻碍的影响不显著,但其交互效应显著。  相似文献

本文旨在研究组织公平对员工离职行为的影响,并以个体-组织依附理论和动机归类理论为基础,研究员工工作嵌入和公平敏感性在以上关系中所起的中介和调节作用。研究以六家服务企业中的351名员工为研究对象,对问卷调查获得的数据进行层次回归,结果表明:分配公平和程序公平对员工工作嵌入有显著的正向影响;工作嵌入能有效的预测员工离职行为;分配公平对员工离职具有显著的负向影响,并且工作嵌入在其间起到了完全中介效应;公平敏感性在程序公平与嵌入的关系中存在显著的调节效应,利他倾向越高(大公无私型)的员工,程序公平对其嵌入程度的影响作用就越强烈。  相似文献

从员工自我概念的视角提出一个关于伦理领导的连续中介模型.在假设伦理领导能够通过提升员工所感知的互动公平从而增加其组织自尊,且互动公平与组织自尊在伦理领导和员工工作结果间发挥连续中介作用的基础上,对206名员工及其主管进行两阶段调研,发现在互动公平和组织自尊的连续中介作用下,伦理领导显著地提高了员工的任务绩效、工作满意度和责任行为.研究结果为伦理领导领域提供了一个新的理论框架,进一步揭示了伦理领导对员工产生影响的内在作用机制.  相似文献

以546名企业员工为研究对象,采用探索性因子分析、验证性因子分析和多元线性回归分析等统计方法,分析了组织报复行为的结构,以及领导公平、信息公平与组织报复行为的关系。研究结果发现,组织报复行为可以分为主动性组织报复行为和退缩性组织报复行为;领导公平对主动性组织报复行为具有预测作用;在预测组织报复行为时,领导公平与信息公平存在交互作用。最后,阐述了研究结果对管理理论与实践的启示。  相似文献

惩罚是企业常见的管理手段,但是对其影响后果的实证研究颇为鲜见。本研究旨在探讨领导非权变惩罚行为对员工组织认同的影响,以及员工组织公平感知的中介作用和组织沟通开放性的调节作用。基于制造企业一手数据的实证研究表明,领导非权变惩罚行为对员工的组织认同具有显著的负向影响,组织公平感知在其中起到了中介作用。组织沟通开放性对于非权变惩罚行为与组织公平感知的调节作用并不显著,但对组织公平感知与组织认同的关系具有显著的弱化调节效应。有调节的中介效应检验结果表明,组织沟通开放性对组织公平感知的中介作用具有调节效应。论文讨论了研究结论和管理启示,并对未来研究进行了展望。  相似文献

在组织公平感的研究领域 ,关于组织公平感的构成维度以及组织公平感各个维度与主要的组织效果变量的关系等一些重要的问题 ,依然存在着极大的分歧。Colquitt通过对25年来183个关于公平感的研究的元分析 ,比较完整地分析了分配公平、程序公平、人际公平和信息公平之间的关系以及各维度与不同的组织效果变量之间的关系。目前国内的研究在对组织公平感进行概念操作时 ,大都将组织公平感看成是由分配公平和程序公平所组成的二因素结构 ,而很少涉及人际和信息公平这两个维度 ,或者将它们归入程序公平。本研究运用在中国文化背景下开发的组织公平感的4因素问卷 ,考察了组织公平感与组织效果变量之间的关系。通过相关和回归分析 ,结果表明:组织公平感对一些主要的组织效果变量有很好的预测作用 ,其中领导公平对除薪酬满意度以外的所有组织效果变量都有显著的预测  相似文献

运用参照认知理论,探讨差序格局下员工绩效评价公平感知对工作绩效的特殊作用机理。以本土企业39个工作组274名员工为研究对象,结合个体感知差异和组织差序氛围两个层面的影响因素,运用线性阶层模型检验二者跨层次交互作用对员工绩效的影响,同时对组织为削弱偏私主义而强化绩效评价公平的努力效果进行检验。研究结果表明,与西方经典理论不同的是,绩效评价公平感知正向影响任务绩效仅在低差序氛围下才显著,因而淡化差序氛围的影响、降低主管在绩效评价中的主导权有助于提升公平感知对任务绩效的预测力;正规化与程序公平、分配公平的交互作用对任务绩效有负向影响,揭示出绩效评价的本土实践存在一个公平悖论,即不实行刚性化评价难以消除黑箱操作,而实行刚性化评价又容易落入买椟还珠陷阱;正规化与互动公平的交互作用对任务绩效有正向影响,说明注重情理交融、增强规则的张力有助于提高绩效评价的有效性。  相似文献

This study examines the mediating role of service recovery judgments between pre-recovery emotions and post-recovery satisfaction, and investigates the role of firm reputation in this mediation context. Using a moderated mediation framework, the authors test the model with data from 366 customers who experienced a banking service failure and complained to a third party. The results show that distributive, procedural, and interactional justice dimensions mediate the relationship between pre-recovery emotions and satisfaction. Firm reputation moderates the relationship between emotions and satisfaction via distributive and interactional justice, but not via procedural justice. This study provides evidence for the notion that pre-recovery emotion is an antecedent of service recovery process and firm reputation plays an essential role in this process.  相似文献

While workplace bullying is recognised as a serious issue for management concern around the world, the literature on approaches to prevent and manage it in international settings is sparse. This paper advances knowledge on managing workplace bullying by reporting an investigation of how and why ethical leadership may be an effective management style to address this issue across cultures. It draws on Social Learning and Social Exchange Theories to conceptualise interactional justice as a possible mediating mechanism by which workplace bullying can be reduced in the presence of ethical leadership.The researcher surveyed 636 employees working in an equivalent job context in Australia (N = 306) and Pakistan (N = 330) to determine the cross-cultural effectiveness of ethical leadership-based framing. Through the examination of direct and indirect effects (via interactional justice) of ethical leadership on workplace bullying, the findings indicated that employee exposure to such behaviour is significantly reduced because ethical leaders foster justice at work. This study has implications for improving international management practice in regard to workplace bullying.  相似文献

Abstract

This study extends incivility theory and research by applying multilevel theory and analysis to explain the effect of group-level incivility on intention to remain. Previous research has shown that experiencing workplace incivility is associated with adverse individual well-being and behaviour, such as turnover intentions, but the majority of research has been at the individual level of analysis. Consequently it is unknown whether incivility is also a group-level phenomenon, and what the effects of group-level incivility are on the individual. Results from over 34,000 employees working in 179 organizations across Australia and New Zealand showed that target reports of incivility could be aggregated to the level of the organization to form a shared stressor, incivility environment, which affected employees’ intention to remain over and above their personal experience of incivility. This shared or environmental incivility also had a cross-level interaction effect on the negative relationship between individual incivility and intention to remain, highlighting the importance of context on targets of incivility. The role of interactional justice climate was also examined and the data are consistent with justice having a mediating effect on the cross-level relationship between environmental incivility and intention to remain. The findings are relevant to studies of bullying and harassment.  相似文献

The story of the one-hundredth monkey has generated new ways of thinking about cultural transformation. Different experiences and new understandings of justice have emerged in a variety of cultural contexts and led to a rather sudden multi-national shift in thinking about the collective response to crime, harm and conflict that raises broader theoretical questions about restorative justice as a social movement or innovation. This article will describe the restorative justice movement in an historical context and its emergence into a worldwide phenomenon. The good government models of the 1990s realized a focus that included reinventing, reengineer-ing, rethinking, quality, empowerment, and devolution of the organization. These organizational reform ideologies sought to increase involvement, improve productivity, manage performance, and drive results. One essential key that has been disregarded in these government models is the involvement of community in the decision-making process. This paper points to the importance of involving and empowering citizens in the decision-making process, particularly in regard to community justice based on the notion of restorative justice system. Community justice, a modern day reform movement with international proportions, is based on the principles of empowering community, repairing harm caused by a crime or disturbance, and reducing risk to the community.  相似文献

Abstract

In this paper, we identify two types of injustice as antecedents of abusive supervision and ultimately of subordinate psychological distress and insomnia. We examine distributive justice (an individual's evaluation of their input to output ratio compared to relevant others) and interactional injustice (the quality of interpersonal treatment received when procedures are implemented). Using a sample of Filipinos in a variety of occupations, we identify two types of injustice experienced by supervisors as stressors that provoke them to display abusive supervision to their subordinates. We examine two consequences of abusive supervision – subordinate psychological distress and insomnia. In addition, we identify two moderators of these relationships, namely, supervisor distress and subordinate self-esteem. We collected survey data from multiple sources including subordinates, their supervisors, and their partners. Data were obtained from 175 matched supervisor–subordinate dyads over a 6-month period, with subordinates' partners providing ratings of insomnia. Results of structural equation modelling analyses provided support for an indirect effects model in which supervisors' experience of unfair treatment cascades down the organization, resulting in subordinate psychological distress and, ultimately in their insomnia. In addition, results partially supported the proposed moderated relationships in the cascading model.  相似文献

In this study we test a model of workplace interactional injustice, abusive supervision, and subordinate outcomes (work–family conflict and job performance) using affect to explain behavior. In a sample of 200 full-time workers from various industries, their supervisors, and workers' family members, for a total sample of 600 respondents, we position state negative affect as the explanatory mechanism for both how supervisors' perceptions of injustice are associated with subordinates' perceptions of abusive supervision, and also how abusive supervision, in turn, may be associated with subordinates' job performance and their family members' perceptions of work–family conflict. We explore the complex interplay between organizational justice and supervisory justice when predicting group members' threat perceptions in a context of organizational change. Based on the assumptions of relational models of procedural justice and prior research done in the multifoci justice framework, we hypothesize that the extent to which a supervisor is seen to embody and represent key in-group attributes will moderate the interaction between the supervisor's own interactional justice and the overall organizational procedural justice. Specifically, organizational justice is expected to decrease employees' feelings of threat particularly when the supervisor treats group members fairly and is perceived to be in-group representative rather than non-representative. We found support for this hypothesis across two studies, a cross-sectional survey and a scenario experiment. The findings confirm the particularly powerful role that an in-group representative leader's interactional fairness has in managing group members' responses to fundamental organizational processes. The implications for further research and practice are discussed.  相似文献
