Longitudinal influences of managerial support on employee well-being   总被引:2,自引:0,他引:2  
A three-wave longitudinal survey of managers working for a food retailer (n = 148) assessed both job characteristics and individual well-being during a period of organizational restructuring. Repeated measures analysis of variance revealed significant changes in both job characteristics and well-being across the three surveys. In addition, longitudinal structural equation models were developed to model the relationships between job characteristics and two indices of strain (job satisfaction and mental health) over time, including the assessment of the relative fit of competing causal process models. After controlling for the temporal stability of all variables, both types of strain were predicted by a combination of prior strain, prior job characteristics and current job characteristics. More specifically, managerial support was found to influence job satisfaction both directly and through perceptions of role ambiguity and control. Mental health was consistently predicted by low current and prior work demands, and in addition was associated with high managerial support. These results suggest that interventions to enhance employee well-being might usefully focus on increasing managerial support. Recommendations for research intending to examine the direction of causal associations between job characteristics and strain are made.  相似文献

Despite the growing literature on workplace aggression and the importance of employee performance at work, few studies have examined the relation between workplace aggression and job performance. The purpose of this study was to investigate the relations between psychological aggression at work and two forms of job performance (task performance and contextual performance) and potential mediators of these relations. Based on Conservation of Resources theory and prior research, a model was developed and tested in which overall job attitudes (i.e., job satisfaction and organizational commitment) and overall personal health (i.e., physical and psychological health) fully mediate the relations between exposure to psychological aggression at work and both task performance and contextual performance. Data were obtained from a national probability sample of US workers (N = 2376) and the model was tested using structural equation modelling. The results supported the hypothesized model, demonstrating that exposure to psychological aggression at work negatively predicted both task performance and contextual performance, and that these relations were explained by decrements in job attitudes and health associated with exposure to psychological aggression at work.  相似文献

This study aimed to deepen our understanding of the motivational mechanisms involved in the relationship between transformational leadership (TFL) and employee functioning. Drawing on the TFL literature, the job demands–resources model and self-determination theory, we propose an integrative model that relates TFL to employee psychological health (burnout and psychological distress), attitudes (occupational commitment and turnover intention) and performance (professional efficacy, self-reported individual and objective organizational performance) through two explanatory mechanisms: perceived job characteristics (job demands and resources) and employee motivation (autonomous and controlled). This research was conducted in two occupational settings (nurses and school principals), using a distinct variable operationalization for each. Results of both studies provide support for the hypothesized model, suggesting that TFL relates to optimal job functioning (psychological health, job attitudes and performance) by contributing to favourable perceptions of job characteristics (more resources and less demands) and high-quality work motivation (more autonomous motivation and less controlled motivation) in employees. Theoretical contributions and managerial implications as well as directions for future research are presented.  相似文献

Abstract

The job demand–control(–support) model is frequently used as a theoretical framework in studies on determinants of psychological well-being. Consequently, these studies are confined to the impact of job characteristics on worker outcomes. In the present study the relation between work conditions and outcomes (job satisfaction, emotional exhaustion, psychological distress, and somatic complaints) is examined from a broader organizational perspective. This paper reports on an analysis that examines both the unique and the additional contribution of organizational characteristics to well-being indicators, beyond those attributed to job characteristics. A total of 706 care staff from three public residential institutions for people with mental or physical disabilities in the Netherlands took part in this research. To assess organizational risk factors a measurement instrument was developed, the organizational Risk Factors Questionnaire (ORFQ), based on the safety-critical factors of the Tripod accident causation model. Factor analyses and reliability testing resulted in a 52-item scale consisting of six reliable sub-scales: staffing resources, communication, social hindrance, training opportunities, job skills, and material resources. These organizational risk factors explained important parts of the variance in each of the outcome measures, beyond that accounted for by demographic variables and job demand–control–support (JDCS) measures. Communication and training opportunities were of central importance to carers’ job satisfaction. Social hindrance, job skills, and material resources explained a substantial amount of unique variance on the negative outcomes investigated.  相似文献

Research on work stress has highlighted its negative outcomes for both individuals and their employers. Overseas assignments are more stressful than domestic assignments, and their relatively high failure rates are well documented. We suggest, however, that certain types of stress can positively affect expatriate performance. Based on role theory and the distinction between hindrance and challenge stressors, we develop hypotheses regarding the influence of role ambiguity and role novelty on expatriate success. We also conceptualize and empirically investigate the moderating influence of expatriates' perceptions of organizational support and supervisor support. Our hypotheses are tested using a sample of 125 Japanese expatriate managers in Germany. We find that role ambiguity is a hindrance stressor and negatively affects job satisfaction and work adjustment, while role novelty acts as a challenge stressor and positively affects job satisfaction, task performance and work adjustment. Our findings also show that perceived organizational support attenuates the negative effects of role ambiguity on work adjustment and strengthens the positive effect of role novelty on job satisfaction. We also find that supervisor support positively moderates the positive effect of role novelty on job satisfaction and work adjustment.  相似文献

Few studies have examined the role of managerial support in the adaptation of entrants to healthcare. The purpose of this study was to identify the job characteristic and role-related variables that mediate the effects of managerial support and personality on the mental and physical health and sickness absence in two independent groups of new recruits to a healthcare organization. Entrants to a healthcare environment (student nurses) were surveyed 25 weeks after entry. Latent variables represented neuroticism, demand, control, role clarity and affective outcome variables in a simplified version of the Michigan model of work stress (House, 1981). This study used a two-stage approach to structural equation modelling, exploring hypothesized structural models on an initial data set (N=195) prior to confirmation on an independent replication data set (N=239) using multi-sample methods. Finally the confirmed model of choice was evaluated using the combined data (N=434). Emotional distress reported at 6 months was found to be associated with dispositional characteristics of the entrant and indirectly, via job satisfaction, with managerial support from academic and clinical sources. Managerial support from academic and clinical sources had an indirect influence on job satisfaction, but by differing mechanisms involving role clarity and control. The demands perceived by the entrants arose from neuroticism and were independent of any other variable. Emotional distress had its deleterious association with sickness absence via somatic health. This study details a series of mechanisms that will subsequently be tested longitudinally.  相似文献

The Type A behaviour pattern (TABP), which relates to risk of coronary heart disease (CHD), has also been shown to relate to self-reported feelings of both psychological and physical distress, at least during those times when the TABP is activated by salient environmental circumstances. The importance of the occupational setting for those with the TABP has led to the speculation that such distress may arise, in part, from job dissatisfaction which comes about when the Type A individual is unable to exert sufficient control over the environment. Associations between the TABP and measures of job dissatisfaction have not, however, been widely reported. The present study examined associations between the TABP, job (dis)satisfaction and self-reported experiences of both psychological and physical distress in a sample of employed individuals, and found tentative evidence that the relationship between the TABP and distress was mediated in a modest way by self-perceived job (dis)satisfaction. The implications of this for the areas of work stress and occupational health are discussed.  相似文献

Psychological contract (PC) constitutes a theoretical framework for; explaining labor relationships, and it has been considered as a; mediation step between structural variables and processes and work and; organizational outcomes. Whereas PC (un)fulfillment; showed consistent relationships with variables such as job satisfaction, organizational commitment, performance, or absenteeism, the effects of PC; violation (emotional answers that develop after perceptions of PC; breach) have been less investigated. In addition, structural antecedents; of PC constructs had included Human Resources (HR) practices. This paper aims to extend; research on PC and its role as a mediator between HR practices and work; outcomes, both at individual and organizational levels. Specifically, we; examined the impact of human resource practices on employee performance; and sickness absences through a sequence of supervisor support, PC; fulfillment and PC violation. In a sample of 4648 employees from 214; companies of seven different countries, our results indicate that high-commitment; human resource practices were significantly and negatively; related to PC violation through supervisor support and positively to PC; fulfillment; in turn, PC violation was negatively related to employee; performance and positively to sick leave. These relationships at the; individual level were partially replicated at the organizational level, developing partial homologous models and showing that shared perceptions; about HR practices lead to shared perceptions on PC affecting collective; outcomes. Therefore, the findings shed new light on PC theory, regarding; the mediating role of PC constructs and negative emotions in the; relationships between HR practices and support from supervisors and performance at individual and organizational levels.  相似文献

A sample of 104 British transportation employees with alcohol-related problems were examined for changes in mental health and job perceptions before and after a company-based counselling programme. Data was mainly obtained by means of structured interviews. When clients were assessed at a 6-month follow-up, significant positive changes were found for the group as a whole in terms of context-free mental health, self- and supervisor ratings of work performance as well as measures of absenteeism. Small positive differences were observed for measures relating to perceived work demands. However, no significant differences were observed for the measures of job satisfaction and job commitment. The findings are discussed in relation to the expected client and organizational outcomes of workplace counselling interventions.  相似文献

The aim of this study was to provide insight into the differential relationships between job characteristics (job demands and resources) and employee functioning by examining the psychological and motivational processes involved. Drawing on self-determination theory, we tested a model in which job demands are positively related to negative manifestations of employee functioning (psychological distress and psychosomatic complaints) through psychological need frustration and low-quality work motivation (controlled motivation), whereas job resources are positively related to positive manifestations of employee functioning (work engagement and job performance) through need satisfaction and high-quality work motivation (autonomous motivation). Data were collected from 699 Canadian nurses. Structural equation modelling (SEM) results support the proposed model: psychological needs and work motivation partially mediated the relationship between job characteristics and employee functioning. Specifically, job demands negatively predicted employee functioning (high distress and psychosomatic complaints, low engagement and performance) through need frustration and controlled motivation. In contrast, while positively predicting need satisfaction and negatively predicting need frustration, job resources fostered optimal work motivation (more autonomous and less controlled motivation) and employee functioning. The implications for self-determination theory (SDT) and research on occupational health and stress are discussed.  相似文献

Abstract

It is often assumed that happy workers are also productive workers. Although this reasoning has frequently been supported at the individual level, it is still unclear what these findings imply for organizational performance. Controlling for relevant work characteristics, this study presents a large-scale organizational-level test of the happy-productive worker hypothesis, assuming that high individual well-being leads to high individual-level performance, which should translate into high organizational performance (such as high efficiency and productivity). Job-specific employee well-being was measured as job satisfaction and emotional exhaustion. Using data from 66 Dutch home care organizations, the relationships among aggregated levels of demands, control, support, emotional exhaustion and satisfaction on the one hand, and organizational performance on the other, were examined using regression analysis. The hypotheses were partly confirmed, especially high aggregated levels of emotional exhaustion were related to low organizational performance. Although these findings support the reasoning that happy organizations are indeed productive organizations, more theorizing and more longitudinal research on the associations between individual-level well-being and organizational performance is imperative to improve understanding of these relationships. The findings underline the importance of improving worker well-being: this is not only important for individual workers, but may also have positive consequences for organizations and their clients.  相似文献

This study investigates the relationship between public officials’ perceptions of organizational culture and their job attitudes, particularly emphasizing a mediating role of job satisfaction under the new public management reform in South Korea. Data collected from Korean civil servants indicate that perceptions of the competing values rooted in different organizational culture types—clan, market, hierarchy, and adhocracy—differentially affect their job attitudes. In addition, the findings show the mediating influence of job satisfaction between public officials’ perceptions of organizational culture and organizational commitment.  相似文献

The role of the senior physician executive is well established in American hospitals and health systems. There is little research, however, on overall physician executive job satisfaction, their perceptions of their organizational role and job performance, or their views of the medical staffs with which they work. A recent survey of physician executives examined these and other areas. It found physician executives to be quite satisfied with their jobs. What follows is a summary of the findings. There is a need to better understand the nature of work-family culture and its relationships with job-related outcomes. The main objective of this study was to investigate the associations between a supportive work-family culture and work attitudes (i.e., job satisfaction, work engagement, turnover intentions) at both the individual and work departmental level. Survey-based data were gathered from 52 Finnish work departments (1219 individuals) in the domains of health care, ICT, and the paper industry. Data were analysed via multilevel structural equation modelling. Work-family culture was assessed via managers’ supportiveness, organizational time demands, and the expected career consequences of taking up work-family-related benefits. The results showed, first, that employees in the same work department shared similar perceptions of the department's work-family culture and work attitudes; second, the perceptions of the work-family culture shared within the work department as well as employees’ individual perceptions of it were associated with work attitudes. Thus, the positive effects of a supportive work-family culture on work attitudes were established at both the individual and work departmental levels.  相似文献

The challenges associated with facilitating an organizational environment that promotes work engagement and is supportive of employee psychological well-being are well documented. This study focused on the longitudinal relationships between work engagement and three supportive job resources: supervisor support, colleague support and individual perceptions of the wider resource of work culture support. The sample comprised 1196 employees of an Australian state police service, both police officers and civilian staff, who completed self-report surveys across three waves of data collection. Work culture support predicted higher supervisor support, colleague support and work engagement over time lags of 12 and 18 months. Furthermore, work engagement was a significant predictor of work culture support over the two time lags. Significant indirect relationships were also observed. With the large volume of work-related factors potentially influencing work engagement, the results of this research assist in clarifying the specific supportive job resources that impact upon work engagement over time. The paper discusses practical implications for the promotion of support and work engagement within high-stress occupations.  相似文献

The present study produced new knowledge about gender differences with respect to work-to-family conflict and its longitudinal relations with indicators of satisfaction and well-being. The study examined the longitudinal relations between work-to-family conflict and self-reported satisfaction and well-being in the domains of work (job satisfaction), family (marital satisfaction, parental distress) as well as overall (psychological and physical) symptoms. Data were obtained from a random sample of Finnish men (n=208) and women (n=218) who were employed and had either a partner or/and children. A survey was conducted at two points in time, in 1999 (Time 1), and one year later, in 2000 (Time 2). The results revealed that, among women, work-to-family conflict perceived at Time 1 significantly predicted job dissatisfaction, parental distress as well as psychological symptoms at Time 2. However, among men, a low level of satisfaction or well-being at Time 1 (marital dissatisfaction, parental distress, psychological and physical symptoms) functioned as a precursor of work-to-family conflict perceived at Time 2. In addition, the experience of work-to-family conflict turned out to be relatively stable for both genders over the time period of one year. It is likely that work-to-family conflict will continue to affect employees, and should be a central focus for organizations.  相似文献

This study focused on mediating and moderating processes underlying the relationship between work hours and well-being. Questionnaire data from 292 female employees in two UK public sector organizations were analysed. Drawing on effort-recovery theory and published empirical findings, it was hypothesized that work-family interference (WIF) would mediate the relationship between work hours and measures of well-being (psychological distress and family satisfaction), and that work-time control would moderate the association between work hours and WIF. Hierarchical regression analyses showed that, after controlling for demographic variables, neuroticism, and job demands, WIF mediated the effect of work hours on family satisfaction, although no evidence of mediation was found for the psychological distress outcome measure. Work-time control moderated the relationship between work hours and WIF; higher control buffered the effect of longer hours on WIF. These findings add to the literature on the role of WIF in the effort-recovery process by showing that longer work hours are not necessarily associated with higher work-family interference, and hence with poor recovery and impaired well-being. Instead, having a degree of control over work hours moderates the first link in this process. Thus, the provision by employers of some flexibility and control over work hours may help to reduce the potential negative impact of long work hours on employees.  相似文献

In order to study the relationships between work satisfaction and mental health in a group known to be at risk for psychological distress, university students who were somewhat older than usual (n=568, average age 24 years) provided infomiation by questionnaire about their satisfactions from study and paid work, and their level of psychological distress. The measure of study satisfaction was a modified form of Warr et al.'s (1979) Job Satisfaction Scale, and had good reliability. Study satisfaction waslower for undergraduate than for postgraduate students, due to lack of clearly defined identity, less supportive relations with fellow-students and teaching staff, and financial hardship. For all subjects the availability of teacher support predicted study satisfaction, and study satisfaction had a major influence on the students' psychologcal well-being.  相似文献

The stressor organizational constraints, reflecting aspects of the work environment that inhibit or interfere with an individual's performance of job tasks, is prevalent in the workplace. This meta-analysis summarizes findings concerning the relationships of organizational constraints with other variables. Using five search methods, we located 84 research reports that provided data from 119 independent samples that contained 33,998 employed individuals. Fitting a stressor–strain framework, constraints had significant relationships with behavioural (counterproductive work behaviour), physical (somatic symptoms), and psychological (e.g. emotions and job dissatisfaction) strains and with well-being variables. Relationships were also found with all other work environment variables, and most personal characteristics (demographics and personality) except for gender. Moreover, a series of regression and relative weights analyses based on meta-analytic correlations showed that constraints had a unique contribution to strain beyond other stressors. The current meta-analysis shows that many commonly studied variables are related to organizational constraints, and it should more often be the centre of empirical research and theoretical development.  相似文献

Being capable of getting new employment may enable an employee to cope with turbulent situations or deteriorating job conditions. Individuals who have higher perceived employability are likely to appraise a situation at work more favourably, and consequently experience better health and well-being. The aim of the present study was to investigate the relationship between perceived employability and subsequent health, while controlling for baseline health, background factors, and work environment exposures. The study is based on 53 items in the National Working Life Cohort in Sweden from two data collections (2004 and 2005), comprising 1918 individuals. Forced entry hierarchical regression analysis showed that, after controlling for demographics, psychological demands, control, and ergonomic exposures, perceived employability was positively associated with global health and mental well-being, but unrelated to physical complaints. When baseline health status was added, perceived employability was still a significant predictor of two out of three outcome variables. Individuals with higher perceived employability had a tendency to report better health and well-being a year later. It is concluded that how an employee perceives his or her possibilities in regard to acquiring new employment is relevant for well-being at a later stage. Perceived employability, which has been little studied before, is therefore a useful concept in health promotion, both at the individual and at the organizational level.  相似文献
