We propose a theoretical model to examine how authentic transformational leadership influences follower individual and group ethical decision making. We investigate how follower moral identity and moral emotions mediate the effect of authentic transformational leadership on follower authentic moral action. Furthermore, we explore how authentic transformational leadership develops group ethical climate, which in turn contributes to enhancing group ethics and to developing follower moral identity and moral emotions. Research on authentic leadership has yielded important insights about its effects on subordinates. However, its consequences for the leaders themselves remain largely unexamined. This is problematic, as organizations require their leaders to provide guidance and leaders' mental well-being is a prerequisite for this. Drawing on the theories of ego-depletion and authentic leadership, we investigate the role of authentic leadership in predicting leaders' mental well-being. In an experience sampling study, we apply hierarchical linear modeling to analyze 396 observations from 44 executives. Our multilevel moderated mediation analyses reveal that authentic leadership reduces leaders' stress and increases their work engagement and that these effects are mediated by leader mental depletion. Moreover, we show that the indirect effects are contingent on the extent to which leaders interact with their subordinates: authentic leaders deplete less with increasing follower interaction, while inauthentic leaders deplete less with decreasing follower interaction.  相似文献

Authentic leadership theory posits that the authenticity of leaders and followers is influenced by their personal histories. Attachment theory states that individuals have internal working models that are influenced by both early developmental experiences and relationships later in life. These models guide how people interact with close others and tend toward three styles of attachment: secure, insecure-ambivalent, and insecure-avoidant. We argue that securely attached persons are most likely to exhibit authentic leadership/followership. We review empirical work which suggests that secure attachment is positively related to each of the four components of authentic leadership/followership (self-awareness, relational transparency, balanced processing, and internalized moral perspective). We then develop an attachment-based typology for variations in authentic leader–follower relationships, with emphasis on relationships that include an insecurely attached party. Finally, we draw from the attachment and authentic leadership literatures to suggest interventions to foster the development of authentic leadership/followership, thereby enhancing authentic leader–follower relationships.  相似文献

While the construct of authentic leadership includes the nondefensive recognition of weaknesses as well as strengths, scholars rarely hypothesize the role weaknesses play in strengthening authenticity and the effectiveness of authentic leaders. We begin by exploring possible unintended consequences of an overly positive strength based view of authentic leadership. We then propose that there are weaknesses associated with cognitive abilities, motivation, social cognition and group dynamics that spring from the need to belong that are part and parcel of human nature such that their integration into one's sense of authenticity not only enhances the authentic leadership attributes of self-awareness, balanced processing, moral indentify and relational transparency but also benefits those who are led. We end with suggestions for future research on these attributes supplementing existing measures of authentic leadership with the use of implicit measures, promising assessment instruments and idiographic techniques.  相似文献

Impression management (IM) is important for effective leadership. Followers accept influence from individuals who meet their perceptions of what it means to be a leader, and IM is an important way of impacting those perceptions. Yet, the extant literature on leader IM is fragmented. We unify the literature in this area by creating a multi-dimensional typology and multi-level model of IM in leadership. We examine the multi-dimensional nature of IM as a construct composed of information processing, communicative, and goal-directed components, thereby creating eight IM archetypes. Then, we examine how IM can be used to impact follower perceptions of the leader through the lenses of transformational/charismatic, authentic, and leader categorization theories. This research unites a currently fragmented area of research and sparks new questions about how leader behaviors can be used to influence followers toward multi-level leadership outcomes.  相似文献

Our literature review focuses on the emerging construct of ethical leadership and compares this construct with related concepts that share a common concern for a moral dimension of leadership (e.g., spiritual, authentic, and transformational leadership). Drawing broadly from the intersection of the ethics and leadership literatures, we offer propositions about the antecedents and outcomes of ethical leadership. We also identify issues and questions to be addressed in the future and discuss their implications for research and practice. Our review indicates that ethical leadership remains largely unexplored, offering researchers opportunities for new discoveries and leaders opportunities to improve their effectiveness.  相似文献

The conceptual and empirical links between authentic leadership and follower attitudes, behaviors, and performance outcomes have not been fully developed. Although we have a number of articles developing the theory of authentic leadership and testing propositions that will appear in a forthcoming special issue of The Leadership Quarterly (Vol. 16, Issue 3, 2005), the focus of this article is to provide some of the initial foundation work for the broader theoretical framework of how authentic leaders influence follower attitudes, behaviors, and performance. Here, we draw from positive organizational behavior, trust, hope, emotion, identification, and identity theories to describe the processes by which authentic leaders exert their influence on followers' attitudes and behaviors. Research propositions based on the proposed theoretical model and implications for future theory building and research are presented.  相似文献

We explore how formal managers' centralities in both positive and negative networks predict followers' perceptions of their leadership. By incorporating social networks and social ledger theory with implicit leadership theories (ILTs), we hypothesize that formally assigned group leaders (managers) who have more positive advice ties and fewer negative avoidance ties are more likely to be recognized as leaders by their followers. Further, we posit that managers' informal networks bring them greater social power, an important attribute differentiating leaders from non-leaders. We conducted two survey-based studies in student and field teams to test the hypotheses. Based on nested data in both studies, we found support for our hypotheses. These results remain robust across the two studies even though they used different designs (cross-sectional versus longitudinal), different samples (field versus students) across different countries (United States versus India), and a host of control variables at both the leader and follower levels. We find that managers who are central in the advice network are socially powerful and are seen as leaders by individual followers. In contrast, managers who are avoided by followers lack informal social power are not seen as leaders. We conclude by discussing the theoretical and practical implications of our findings and the ways in which our theory and results extend ILTs and social network theory.  相似文献

Although researchers have emphasized the importance of antecedents to the construct of authentic leadership, very little empirical research exists to confirm this notion. Combining theoretical approaches from dramaturgy and narrative research, we were able to identify possible antecedents that help followers perceive a leader's authenticity. Using two online experimental designs, we analyzed the concept of perceived leader authenticity. Specifically, we examined how a leader's enactment—that is, a leader's physical actions—(Study 1, n = 105) and a combination of leader enactment and life storytelling (Study 2, n = 334) influenced followers' perceptions of the leader's authenticity, and how this may impact leadership outcomes. The results of these studies, in which leader enactment in the context of authentic leadership was operationalized for the first time, indicate that leader enactment predicts perceived leader authenticity. Life storytelling, however, only partially predicted followers' perceptions of the leader's authenticity. Findings further revealed that followers' trust in the leader and positive emotions are outcomes of perceived leader authenticity. Implications for research and practice are discussed.  相似文献

Charismatic leaders have consistently been shown to affect followers' performance, motivation, and satisfaction. Yet, what precisely constitutes charisma still remains somewhat enigmatic. So far, research has mainly focused on leader traits, leader behaviors, or the leader follower-relationship, and the subsequent consequences of each on followers' self-concepts. All of these approaches share the notion that leader charisma depends on an explicit interaction between leader and follower. With the present review paper, we extend extant theorizing by arguing that charisma is additionally informed by embodied signals that flow directly from either the leader or the immediate environment. We introduce the embodiment perspective on human perception and describe its utility for theoretically understanding the charismatic effect. Correspondingly, we review studies that show which concrete embodied cues can support the charismatic effect. Finally, we discuss the variety of new theoretical and practical implications that arise from this research and how they can complement existing approaches to charismatic leadership.  相似文献

This paper argues that although authentic leadership may be rooted in the notion of a ‘true self’, it is through the embodiment of that ‘true self’ that leaders are perceived as authentic or not. In making this claim, we consider ways in which a somatic sense of self contributes to the felt sense of authenticity, and how through engaging with somatic cues, leadership can be performed in a way which is experienced as authentic, both to the leader and to those he or she seeks to lead. In developing our ideas further, we draw from the acting theory of Stanislavski (1936a, 1936b, 1961) to explore how authentic dramatic performances are created, focusing on the role of emotional memory, the magic ‘if’ and physical action in performances. We propose three key components of a resulting theory of how embodied authentic leadership is created: self exposure, relating, and making leaderly choices.  相似文献

Due to ethical lapses of leaders, interest in ethical leadership has grown, raising important questions about the responsibility of leaders in ensuring moral and ethical conduct. However, research on ethical leadership has failed to examine the active role that followers' attributes play in enhancing or minimizing the influence of ethical leadership in organizational outcomes. We applied the substitutes for leadership approach (Kerr & Jermier, 1978) to ethical leadership and predicted that proactive personality acts as substitute in the relationship between ethical leadership, workplace emotions and organizational citizenship behaviors (OCBs). Data from two distinct samples offered strong support for the hypotheses. Specifically, we found that ethical leadership was significantly and negatively related to negative workplace emotions when subordinate proactive personality was low, but not when it was high, with consequences for OCBs. These findings suggest that proactive personality constitutes an important moderator on the impact of low ethical leadership on workplace emotions, with consequences for OCBs.  相似文献

Building on social-exchange and self-determination theory, this study aimed to contribute to the scholarly literature on leadership and knowledge sharing by simultaneously testing how shared and transformational leadership and their interrelatedness may foster employees' perceptions of knowledge sharing behaviour among peers. Additionally, we investigated the mediating role of employees' basic psychological needs satisfaction (in terms of autonomy, competence and relatedness, respectively) as an additional explanatory mechanism to reveal how shared and transformational leadership may foster individuals' perceptions of knowledge sharing behaviour among peers. We employed PLS structural equation modelling to analyse survey data obtained from professionals in an R&D unit of a knowledge-intensive firm. We found shared leadership to be the most important factor enhancing employees' perceptions of knowledge sharing among peers, both directly and indirectly through employees' satisfaction of the need for autonomy. Transformational leadership was found to foster employees' knowledge sharing ultimately, through shared leadership and the need for autonomy satisfaction. We concluded that shared forms of leadership supplemented with transformational leadership on the part of formal leaders are important in contemporary work environments as they can foster employees' perceptions of knowledge sharing among peers and contribute towards employees' self-determination, which ultimately enhances perceptions of knowledge sharing among peers.  相似文献

Previous studies have established the relationship between ethical leadership and a variety of positive follower outcomes. Follower organizational identification has been found to mediate the relationship between ethical leadership and follower job performance. In this research, we incorporate a second distinct and theoretically important type of social identification process, relational identification with the leader, along with organizational identification, and examine their mediating effects on follower performance and voice outcomes. Further, we bring the implicit theory of morality to the behavioral ethics literature and examine follower morality beliefs as a moderator. Using a Romanian sample of 302 followers under the supervision of 27 leaders, we found that ethical leadership has an indirect effect on follower job performance and voice (through the mediating mechanisms of both organizational and relational identifications) and that these relationships are stronger for followers who held the implicit theory that a person's moral character is fixed.  相似文献

Building on the emotional labor and authentic leadership literatures, we advance a conceptual model of leader emotional displays. Three categories of leader emotional displays are identified: surface acting, deep acting and genuine emotions. The consistency of expressed leader emotions with affective display rules, together with the type of display chosen, combines to impact the leader's felt authenticity, the favorability of follower impressions, and the perceived authenticity of the leader by the followers. Emotional intelligence, self-monitoring ability, and political skill are proposed as individual differences that moderate leader emotional display responses to affective events. We also look at followers' trust in the leader and leader well-being as key outcomes. Finally, we explore the influence on leader emotional labor of contextual dimensions of the environment, including the omnibus (national and organizational culture, industry and occupation, organizational structure, time) and discrete (situational) context. Scholarly and practitioner interest in the topic of authentic leadership has grown dramatically over the past two decades. Running parallel to this interest, however, have been a number of concerns regarding the conceptual and methodological underpinnings for research on the construct. In this exchange of letters, the cases for and against the current authentic leadership theory are made. Through a dialogue, several areas of common ground are identified, as well as focal areas where the cases for and against the utility of authentic leadership theory for scholars and practitioners sharply diverge. Suggestions for future theorizing and research that reflect areas of common ground are advanced, along with divergent perspectives on how research on authenticity and leadership should proceed. Despite their differences, both author teams found the dialogue in itself to be a healthy process for theory development and encourage constructive future dialogue on other areas where theoretical perspectives diverge.  相似文献

Research on charismatic leadership has been criticized for the ambiguity of its central construct. Attempts to define and measure charisma have frequently treated it as a complex construct consisting of multiple components. However, little work has been done to develop a theoretical model that offers a parsimonious rationale explaining why certain leadership attributes are considered “charismatic” while others are not, or how these attributes combine to produce charismatic effects. Addressing these issues, we present a model that situates emotion as the primary variable in the charismatic process. We use recent research on the moral emotions to frame a theory of followership-relevant emotions (FREs) that describes how leaders use emotions such as compassion, admiration, and anger to compel their followers to act. We then discuss the Elicit-Channel (EC) model of charismatic leadership, positing that the charismatic relationship is a five-step, cyclical process. In the EC model, leaders elicit highly motivating emotions from their followers and then channel those emotions to produce action that, if successful, results in outcomes such as positive affect and trust. These outcomes then enable the leader to continue the cycle, eliciting emotion once more. We conclude by offering a research agenda, addressing potential methodological concerns, and discussing future directions.  相似文献

We examined differences in leadership influence processes, perceptions, and multiple levels-of-analysis effects between close and distant charismatic and contingent reward leadership across three hierarchical levels in 13 Korean companies. Multi-source data revealed that followers' commitment to the leader mediated relationships between leadership and followers' attitudinal, behavioral, and performance outcomes in close situations, but not in distant relationships. Leadership at higher levels of management was positively related to leadership at the next lower level, which in turn related to follower outcomes at the lowest echelon. Multivariate within and between analysis indicated multiple-level effects differing by leader–follower distance and for the variables of interest.  相似文献

Three versions of the leadership dynamics derived from Hersey and Blanchard's Situational Leadership Theory were identified: (1) the original, 1972, statement of the theory; (2) the revised, 2007, theory; and (3) an alternative statement of the theory's essential principle of differential follower response to “autonomy afforded by the leader” in conjunction with “follower developmental level” (as indexed by employee job experience). Survey data collected from 357 banking employees and 80 supervisors, sampled from 10 Norwegian financial institutions, were analyzed for predicted interactions. Results indicated that the 2007 revised theory was a poorer predictor of subordinate performance and attitudes than the original version. The third, alternative, version (which predicted an autonomy × job experience interaction) offered promise for further exploration of the theory's essential principle that employee outcomes are associated with prescribed leader behaviors in combination with follower developmental level, although this version also did not add substantially to accounting for criterion variance.  相似文献

Previous studies underline positive effects of health-oriented leadership for follower well-being. However, it is not clear whether and to what extent situational and personal factors influence health-oriented leadership behavior towards employees (i.e., staff care). We examine the effect of crises and the moderating role of strain for the relationship between strain and staff care in two studies. The first study investigated main and interactive effects of crisis and leader strain on staff care in a cross-sectional survey (N = 201). To test for causality, we complemented our findings with an experimental vignette study (N = 169) and extended our findings with regard to the influence of follower strain. As expected, results of both studies showed negative effects of crisis and leader strain on staff care. Furthermore, crisis effects on staff care were contingent on both leader strain (Study 1 and 2) and follower strain (Study 2): While leader strain strengthened the negative relationships between crisis and staff care, follower strain served as a buffer. These findings support the assumption that staff care is at risk in crises particularly when leaders are strained. However, it is a positive finding that staff care is still feasible on a moderate and relevant level and that leaders respond to follower strain with additional efforts regarding staff care even in crises. The study contributes to the clarification and better understanding of situational contingencies of leadership behavior.  相似文献
