Drawing on leader?member exchange and crossover theory, this study examines how leaders’ work engagement can spread to followers, highlighting the role of leader?member exchange as an underlying explanatory process. Specifically, we investigate if leaders who are highly engaged in their work have better relationships with their followers, which in turn can explain elevated employee engagement. For this purpose, we surveyed 511 employees nested in 88 teams and their team leaders in a large service organization. Employees and supervisors provided data in this multi‐source design. Furthermore, we asked the employees to report their annual performance assessment. We tested our model using multilevel path analyses in Mplus. As hypothesized, leaders’ work engagement enhanced leader?member exchange quality, which in turn boosted employee engagement (mediation model). Moreover, employee engagement was positively linked to performance and negatively linked to turnover intentions. As such, our multilevel field study connects the dots between work engagement research and the leadership literature. We identify leaders’ work engagement as a key to positive leader?follower relationships and a means for promoting employee engagement and performance. Promoting work engagement at the managerial level may be a fruitful starting point for fostering an organizational culture of engagement.  相似文献

Cognition is a central element of organizational behavior and leaders are seen as key shapers of organizational cognition. Leaders’ influence over organizations often occurs through their influence on the collectives or teams they are leading. Hence, leaders influence organizational outcomes by modeling team cognition. Despite the importance of this relationship for organizational outcomes, there is little integration currently between the leadership and team cognition literatures. To address this gap, we conduct an integrative review. First, we develop a model for leader and team influence based on organizational emergence and leadership complexity theories. Our model makes a distinction between the source of influence over cognition (leader → team, team → leader, reciprocal) and form of cognition emergence (variance reduction, variance enhancement); constraints that shape cognitions that vary in levels (within and between-level, contextual) and focus (individual, interindividual, collective); and leader behaviors (administrative, adaptive, enabling). We apply this model to review and analyze ninety-nine studies in the current literature and then discuss the limitations and future directions drawing on our findings and theoretical model. We contribute a unifying framework of leadership and team emergence that can be expanded and applied to other settings.  相似文献

Developmental events of a sample of outstanding leaders experienced in early life were examined. Relevant sections of 120 biographies of outstanding leaders in the 20th Century were content coded using a life narrative framework. The results indicated that individuals evidencing a particular leadership type (charismatic, ideological, or pragmatic) and orientation (socialized or personalized) were linked to certain types of developmental events. Similarly, event content was found to vary between the leader styles. Specific kinds of experiences were also related to various indices of leader performance. Practical and theoretical implications of these findings are discussed.  相似文献

We hypothesize that (a) the level of humility expressed by leaders predicts team performance through, serially, team humility and team PsyCap, and (b) the strength (i.e., consensus within the team) of the leader humility, team humility and team PsyCap moderates the paths of that hypothesized model. A sample comprising 82 teams (82 leaders; 332 team members) was collected. Team members reported leader humility, team humility and team PsyCap. Leaders reported team performance. To handle the risks of common method bias, each mediating path of the hypothesized model is based on data from two different subsamples within each team. Our model's most novel theoretical contribution is the (moderated mediated) connection between leader humility, collective humility, and team PsyCap, and this was consistently supported in our data. Our inconsistent findings dealing with the relationship between team PsyCap and performance is well established in the literature and our results in both sub-samples were in the theorized direction. The study contributes to understand why, how and when humble leaders are more effective.  相似文献

This study explores a deceptively simple question: was Gandhi a “charismatic” leader? We compare Gandhi's rhetorical leadership to social movement leaders and charismatic U.S. presidents to examine whether any consistencies in charismatic rhetoric emerge across historical and cultural contexts. Our findings indicate that charismatic themes of articulating the intolerable nature of the present and appealing to values and moral justifications emerged in similar levels across all three samples. In addition, Gandhi's speeches contained comparable levels of language that emphasized his similarity to followers, followers’ worth, links between the past and future, and abstract, intangible themes as compared to other leaders. In contrast, themes of collective focus and active, aggressive speech varied significantly across the three samples. Recognizing that content analysis should be utilized with caution across cultural settings, we suggest a number of possible explanations for Gandhi's pervasive appeal and implications for future research into the universality of visionary rhetoric.  相似文献

Research into leadership effectiveness has largely overlooked the implications of the fact that leadership processes are enacted in the context of a shared group membership, where leaders, as group members, ask followers, as group members, to exert themselves on behalf of the collective. In contrast, the social identity model of organizational leadership, proposed here, emphasizes the characteristics of the leader as a group member, and the leader’s ability to speak to followers as group members. In salient groups with which group members identify, leadership effectiveness rests on the extent to which the leader is prototypical of the group (i.e. representative of the group’s identity) and engages in group-oriented behavior (i.e. behavior perceived to benefit the group). Explicating the added value of our model and going beyond contemporary approaches to leadership effectiveness, we discuss how our model extends, and may be integrated with, three major contemporary approaches to leadership effectiveness (charismatic leadership theories, Leader-Member Exchange theory, and leadership categorization theories). In addition, we outline how our model provides a viable framework to integrate future developments in research on leadership such as a growing attention to leader fairness and the role of emotions in leadership effectiveness.  相似文献

To effectively manage planned change and understand differences in leaders’ and recipients’ responses to it, it is essential to understand how change is cognitively represented by organization members. In this theory-development article, we draw upon construal-level theory (CLT) and conceptually explore the role of change construal level in explaining responses to organizational change. We discuss differences between change leaders’ and recipients’ change construals, and differences in the relationships between change construal level and the response to change as a function of the change activities taking place. Specifically, we argue that high-level (i.e., abstract) construals of change will facilitate the effective initiation of change when the focus is on equilibrium-breaking activities, and that low-level (i.e., concrete) construals will facilitate the effective implementation of change when the focus is on institutionalization of the change. We further propose that leaders’ engagement in visionary leadership increases the likelihood that their generally higher level construal of change will be integrated into recipients’ change construals, elaborating and elevating them, and that recipients’ engagement in upward prohibitive voice behaviors will increase the likelihood that their generally lower construal of change will be integrated into leaders’ change construals, elaborating and concretizing them. Although few scholars would dispute the point leaders must think, cognition has not, perhaps, received the attention it warrants in studies of leadership. The intent of the present special issue is to examine how cognition influences leader emergence and performance. In this introductory piece we argue that cognitive skills, often domain specific cognitive skills, strongly influence leader emergence and performance. The conditions that moderate the impact of these skills are also examined along with the ways in which cognitive capacities shape subsequent leader behavior. The implications of cognition for leader development and directions for future research are discussed.  相似文献

This article develops a dual-agency model of leadership which treats collective phenomena as a co-production involving both leaders and followers who identify with the same social group. The model integrates work on identity leadership and engaged followership derived from the social identity approach in social psychology. In contrast to binary models which view either leaders or followers as having agency, this work argues that leaders gain influence by defining the parameters of action in ways that frame the agency of their followers but leave space for creativity in how collective goals are accomplished. Followers in turn, exhibit their loyalty and attachment to the leader by striving to be effective in advancing these goals, thereby empowering and giving agency to the leader. We illustrate the model primarily through the events of 6th January 2021 when Donald Trump’s exhortations to his supporters that they should ‘fight’ to ‘stop the steal’ of the 2020 election was followed by an attack on the United States’ Capitol. We argue that it is Trump’s willing participation in this mutual process of identity enactment, rather than any instructions contained in his speech, that should be the basis for assessing his influence on, and responsibility for, the assault.  相似文献

Recent research by leadership scholars has emphasized the important role of follower self-identity. For example, leaders influence subordinate attitudes and behaviors by activating a collective identity level among their subordinates. We extend existing identity-based approaches by examining the relational identity level of leaders. Previous work has focused predominantly on followers (vs. leaders) and on collective (vs. relational) identity. Using data from two samples, we supported our hypothesis that leader relational identity moderates relationships of leader–member exchange (LMX) with subordinate task performance and citizenship behaviors. The nature of the interaction was such that the negative relationships of low-quality LMX with performance are mitigated when subordinates had supervisors with strong relational identities. These findings highlight the need to consider not only the identities of followers but those of leaders as well.  相似文献

Network scholars argue that one responsibility of leaders is to help their followers develop social capital. We suggest that one way leaders do this is by encouraging followers to engage in networking behavior. However, we argue that such encouragement is more effective when leaders are seen as less transformational, because followers are then less able to benefit from their leaders’ social capital. We support our arguments with a study of 142 followers and their leaders. Our findings show that followers engage in greater networking behaviors when encouraged by their leaders to do so, but this association is moderated by leaders’ transformational leadership style such that it is stronger as transformational leadership behaviors decrease. We thus introduce an unrecognized cost of leaders’ transformational leadership behaviors. Our findings contribute to research on networking behavior by investigating the role of transformational leadership style, and suggest avenues for research linking social capital and leadership.  相似文献

In light of the workforce's increasing nationality diversity, our study explores the antecedents for the successful management of nationality diversity as visualized in a favourable diversity climate and enhanced team performance. We propose a double‐contingency model in which we argue that the effects of nationality diversity will be dependent upon task interdependence and leaders’ cultural intelligence. We propose that nationality diversity will be more consequential in more interdependent teams, in which team interactions and processes are more salient. Moreover, team leaders with higher cultural intelligence will possess the skills to foster adequate team processes and thereby enhance diversity climate and performance of nationally diverse, more interdependent teams. We collected multi‐source data from 63 work teams (N = 410) and their supervisors at a German facility management company. Moderated regression analyses supported the hypothesized three‐way interaction between nationality diversity, task interdependence and leaders’ cultural intelligence. Additional simple slope analysis showed that nationality diversity is positively related to diversity climate and performance only when both team leaders’ cultural intelligence and task interdependence are high. Our study not only provides recommendations for successful nationality diversity management but also yields theoretical implications for diversity and cultural intelligence research.  相似文献

The present study investigates the impact of the political skill of leaders on team performance. More specifically, this study examined the role of leader political skill in the performance of casework teams in a large state child welfare system. Team performance was operationalized as “permanency rate,” or the successful placement of children into legally final living arrangements (i.e., adoption, successor guardianship, or return to natural parents). After controlling for several contextually important factors (i.e., average caseload, average age of children served, average number of team placements, team member experience, leader experience, and team empowerment), leader political skill was found to explain a significant proportion of variance in team performance scores. Implications of these results, as well as directions for future research, are discussed.  相似文献

The performance of a work team commonly depends on the effort exerted by the team members as well as on the division of tasks among them. However, when leaders assign tasks to team members, performance is usually not the only consideration. Favouritism, employees' seniority, employees' preferences over tasks, and fairness considerations often play a role as well. Team incentives have the potential to curtail the role of these factors in favor of performance — in particular when the incentive plan includes both the leader and the team members. This paper presents the results of a field experiment designed to study the effects of such team incentives on task assignment and performance. We introduce team incentives in a random subsets of 108 stores of a Dutch retail chain. We find no effect of the incentive, neither on task assignment nor on performance.  相似文献

Employees’ identifications are a valuable asset for modern organizations, and identification research has stressed the necessity to distinguish identifications according to their focus (i.e. organizational, team, or leader identification). Interestingly, transformational leadership (TFL) has been proposed to unfold its effects by transforming followers’ identifications and could thus be a powerful way to actively manage identification. However, it remains unclear whether TFL affects identifications with different foci similarly or whether it predominantly influences a specific focus. To resolve this puzzle, the authors conducted a meta‐analysis (k = 73; N = 20,543) and found that TFL (and each TFL sub‐dimension) is more strongly associated with leader identification than with organizational identification or team identification. By presenting a comprehensive model of TFL's effects on identifications, we show that leader identification mediates the relationships between TFL and collective identifications (i.e. organizational identification or team identification), illustrating that relational identification plays a crucial role in subsequently shaping collective identifications. Implications for research and practice are discussed.  相似文献

We investigate to what extent individual managers operating in a dual leadership structure have different perceptions of how well his/her organization is performing. Using selection system theory we develop hypotheses on the relationships between a leader’s selection system orientation and his/her perception of performance along multiple dimensions: market performance, expert performance and peer performance. The hypotheses are tested using dyadic data from 59 organizations in the performing arts led by two—hierarchically equivalent—managers. Our results show that dual leaders’ differences in terms of market orientation and expert orientation relate positively to perceived performance differences along the same dimensions. This relationship is not found with respect to peer selection orientation. Generally, the relationship between orientation differences and perceived performance differences is stronger if the process of interpreting signals to construct a perception of organizational performance leaves more room for equivocality and uncertainty.  相似文献

"德才兼备"是中国评价领导者的重要内容,学者多关注团队领导者的"才"对创新的影响,鲜有研究探讨领导者的"德"与创新的关系。真实型领导与德才兼备中的"德"有着较好契合,本研究以113个研发团队的领导者及其574名员工为被试,运用多层次研究方法,探究真实型领导对创新的作用及机制。结果表明,个体导向的真实型领导透过上级支持对员工创新结果具有显著促进作用;团队导向的真实型领导透过团队协力对员工个体创新行为和团队整体的创新均有显著促进作用。本文提供了在中国情境下真实型领导对创新的多层次影响机制。  相似文献

Research on the assassinations and attempted assassinations of leaders seems warranted, as leaders and their interactions with extreme followers (e.g., fanatics) and non-followers (e.g., assassins) can have tremendous consequences not only for the leaders but also their larger collectives (e.g., nations, social movements). Based on the traditional and established leadership approaches of power orientation and outstanding leadership, we explored whether particular types of leaders were more likely victims of assassinations and targets of assassination attempts. Using historiometric methods, we found that socialized as well as pragmatic and ideological leaders were the most frequent victims of assassinations; but personalized as well as pragmatic and ideological leaders were the most frequent targets of assassination attempts; and for U.S. Presidents, socialized charismatics were the most frequent victims of assassinations and targets of assassination attempts. Results regarding leader paranoia, regions of the world, and assassins operating alone or as a group in relation to assassinations and leadership approaches also are presented. Implications of these findings for future leadership research involving leaders and their extreme followers, non-followers, and larger collectives are discussed.  相似文献

Multi‐leader teams are characterized by multiple leaders exhibiting mutual influence on each other while working towards a common team goal. An unexplored assumption in this literature is that increasing the number of leaders is related to heightened team effectiveness. The authors propose that this notion is oversimplified and suggest a contingency model of multi‐leader team effectiveness. The authors suggest that the context determines the effectiveness of a particular multi‐leader team configuration, because each formation has unique internal team mechanisms. To investigate this perspective, we review the multi‐leader team literature (175 articles) by categorizing the extant theory and research as falling within nine multi‐leader configurations along two key dimensions: (1) the proportion of leaders within a team; and (2) the dispersion of leadership through role co‐enactment of team leaders. This framework enables a more coherent understanding as to the benefits and the costs of each specific multi‐leader team configuration and a clearer evaluation of the contexts in which varying configurations are most effective. Four emerging themes related to configuration–contextualization are explained and theoretical implications for interpreting leadership effectiveness in multi‐leader team settings are discussed.  相似文献
