This article explores a theoretical foundation of human resource development (HRD) that can be adopted to explain the increasing use of HRD interventions and practices in the wider context of society and the world. While there has been growing interest in and literature about the societal meaning of HRD, previous research has focused mostly on HRD practices and lacked a theoretical framework that could explain and characterize the interactions between HRD and society. Based on a review of current approaches to the HRD–society nexus, we suggest that the nexus can be better understood when complex interactions between internal and external stakeholders of an organization are recognized, and we introduce the stakeholder-based HRD (SBHRD) model as a tool for identifying the interactions between HRD and society and the characteristics of the interactions with regard to plurality, interdependency, and legitimacy. The SBHRD model carries theoretical implications of possible changes in the epistemology of HRD, pushing forward well-being as the purpose of HRD, and enlarging HRD research topics. From a practical standpoint, the SBHRD model enhances the value of social responsibilities of corporations and ethical management, enlarges the scope and beneficiaries of HRD activities, increases the opportunities of collaboration with adult education, and points to different modes of communication in practice.  相似文献

This article challenges often unquestioned understandings within human resource development (HRD) of leadership as comprising knowledge and skills and leadership development as involving the transfer of such knowledge and skills from formal interventions to workplace performance. Using the notions of leadership as identity and learning as a process of identity formation, the article reports qualitative research showing how a case-study group of middle managers in a sector of the economy undergoing unprecedented turbulence, UK local government, developed a sense of themselves as leaders and how a key HRD intervention, a corporate MBA, facilitated such identity development. In particular, the article uses situated learning theory to examine how informal communities of practice associated with Master of Business Administration (MBA) study provided a forum for identity building of equal developmental value to the formal MBA curriculum. The implications for future HRD research are established and suggestions made for the re-design of HRD interventions to best enable identity-work.  相似文献

This article draws upon case-study research into human resource development (HRD) within three small organizations in the north west of England. It positions the case-study work within an overall framework of doctoral research and summarizes the research design; discusses the characteristics and values of small organizations and how they influence HRD policies and practices: presents findings and conclusions about HRD in the case-study organizations, focusing in particular upon one case in the voluntary sector; compares and contrasts the different models of HRD in the three cases; and concludes with some suggestions for further research.  相似文献

There is increasing consensus that Human Resource Development (HRD) has a central role to play in promoting the principles and practices of corporate responsibility (CR). An important HRD intervention involves developing responsible leaders able to attract support for CR throughout the organisation, but empirical research is lacking in this area. This article contributes to the theoretical and practical knowledge of responsible leadership development (RLD) by addressing two questions: first, how does RLD engender learning that goes beyond basic cognitive awareness? Second, what affects participants’ abilities to manifest this learning in the workplace? A review of the RLD literature reveals a ‘knowing-doing gap’, which, it is posited, may be linked to a lack of theorisation around power. This issue is investigated by means of a case study on a responsible leadership development programme run by a professional services firm. Drawing on Bourdieusian concepts of language and power, the study reveals some of the mechanisms that inspired new socially responsible values whilst also demonstrating some of the contextual barriers inhibiting their manifestation in the workplace. It is argued that HRD professionals need to engage with Bourdieusian ideas of language and power to promote deeper learning around responsible leadership, which can more easily be embedded into the workplace.  相似文献

This paper analyses the depth metaphor as a boundary object which has become integral to the transfer of neo-liberal depth-oriented approaches to HRD in global capitalism which focus on soft skills development and behavioural change. The paper uses a meta-ethnographic methodology to compare and synthesize three existing anthropological international case studies in Poland, India and South Africa with the accounts of UK-based HRD practitioners. The paper applies the theory of Nietzsche to reveal the practical difficulties of implementing neo-liberal depth-oriented approaches to HRD in different international workplace contexts. It is argued that the choices made by the organizations/senior managers regarding the use of neo-liberal depth-oriented approaches to HRD in global capitalism and the existing Foucauldian theory has not recognized these problems of implementation. The paper explores and discusses the implications of this for international HRD theory and practice.  相似文献

The purpose of the study was to compare the practices used by human resource development (HRD) professionals to evaluate web-based and classroom-based training (CBT) programmes within seven Korean companies. This study used four components of evaluation and three factors of evaluation barriers to compare the differences between these two training approaches. This study also explored the key decision factors for determining how HRD professionals evaluated their web-based and CBT programmes. Two data sets were used for the study; one set of data was gathered from a survey questionnaire distributed to HRD professionals and the other was gathered from interviews with HR/HRD directors within the seven companies. The results showed that web-based and CBT programmes were not meaningfully different on the most components of evaluation and evaluation barriers. The results also found six key decision factors determining evaluation for web-based and CBT programmes.  相似文献

Despite its effectiveness in socialization and development, new employee orientation (NEO) as a stand-alone training intervention has rarely been a topic of interest in the academic world. The purpose of this study was to examine the NEO programmes for university graduates in Korean corporations. Through an extensive review of NEO-related materials in 10 large Korean corporations, the designs and contents of Korean NEOs were analysed. As a result, all investigated corporations were found to use most of the institutionalized socialization tactics: formal, collective, fixed, sequential, and serial. The contents of the NEOs mainly focused on the synergism and integration roles. The embedded national culture and organizational contexts in Korean corporations were explored to explain the practices of the NEOs. The purpose of this article is to question whether or not social injustice should matter to human resource development (HRD). The goal is to invoke a sense of moral agency and responsiveness within the HRD community for having more candid and open conversations about social injustice and the lived experiences of marginalized individuals. In this article, a social justice paradigm will be suggested as a dedicated platform for studying social justice as a necessary outcome of social injustice. Organizational social justice will be introduced as a progressive workplace norm that envisions an equal balance of social justice outcomes for all members in organizations and places of work.  相似文献

As one of the most vibrant nations of Asia, Singapore is well known for its dynamic and innovative human capital development initiatives. These are driven mainly by the government policies, with inputs from public sector organizations and large local companies. Human resource development (HRD) related legislations, financial incentives, infra-structural support and deployment of management and info-communication technologies (ICT) help to sustain the national HRD initiatives. This paper presents an analysis of the current practices and future trends and challenges faced by organizations in Singapore. Some of these challenges are: ageing workforce, talent retention and development, rapid technological changes and cross-cultural skills development for working in the emerging markets. Eight trends and challenges identified here are expected to significantly impact the HRD profession in future. Implications of the trends and challenges are also discussed for future research and professional practice.  相似文献

Drawing upon prior research, we identify strategic value and transaction effectiveness as two significant HRD contributions and examine their dyadic effect on leadership and people management practices, and influence on firm performance. Results of path analysis on 138 participants supported the dyadic effect hypothesis. More significantly, we found leadership and people management practices as a significant predictor on the relationship between strategic value and organizational performance, which suggests that organizational performance is affected by the combined effect of leadership and people management practices. A key implication of this research is that where organizations had effective leadership and people management practices, both types of HRD contributions – strategic value and transaction effectiveness – significantly enhanced firm performance.  相似文献

This study examined how gender and power influence the interpersonal relationships among human resource development (HRD) managers. Specifically, the study focused on the workplace experiences of HRD managers and the strategies they used to negotiate their day-to-day interactions. A qualitative approach was used to examine respondents' experiences as well as the social contexts that framed their workplace relationships. Five female and five male HRD managers were interviewed using critical incident techniques to explore specific workplace interactions. Two major conclusions of the study indicated that the experiences of female and male respondents regarding the exercise of power were profoundly different and that the strategies used by respondents generally reflected the gendered contexts of power.  相似文献

This study examines the millennials’ perceptions of Confucianism and their influence on their personal values and behavioural orientations with a sample from Taiwan to address the research gap in intergenerational and intercultural human resource development (HRD) research. It complements results from western research and offers important insights to worldwide managers and HRD practitioners for talent development and learning-related initiatives when working with employees and organizations with East Asia backgrounds. The concept of Confucius’ process of developing into a virtuous person seems to be rooted in the Taiwanese millennials’ mind, who as guided by Confucius tend to have a primary focus on accumulating knowledge, practicing moral behaviour, and correcting one’s mind and behaviour. Along with the globalization and technology advancement, the sampled millennials hold a strong traditional values of Confucian philosophy; yet, such strong cultural values may be attenuated a great deal after exposing to western culture over times. The Confucian virtue (moral) behaviour practice, harmonious relations, and self-cultivation are found as top three factors of Confucian values. Implications for HRD practices and recommendations for future research are discussed.  相似文献

Abstract

The consideration of cultural issues has become increasingly important in scholarly inquiry and explorative practice in international human resource development (HRD). We review and explore the core characteristics of Confucian-based culture in relation to organizations and unfold how these Confucian values may affect organizational and management practices in China and other Asian countries. Five major aspects of Confucianism are examined. They are: (a) hierarchy and harmony, (b) group orientation, (c) guanxi networks (relationships), (d) mianzi (face) and (e) time orientation. The impact of these values on management practices in the Chinese organizational context is presented in four areas: (a) working relationships, (b) decision-making processes, (c) ruling by man (ren zhi) instead of by law (fa zhi) and (d) HR practices. Enthusiasm and greater attention from the international HRD community to Korea has motivated us to conduct research on the evolution of Korean corporate HRD in order to explore where we are now and where we are heading. Research literature on the topic, however, was minimal. The purpose of this study was to examine the evolution of Korean corporate HRD through interviews with 18 HRD researchers and practitioners who have witnessed the field’s growth. In addition, we reviewed the literature and company archives of HRD activities. We identified three major historical milestones of Korean corporate HRD including: the launching period in the 1980s, the growing pains period in the 1990s, and the transforming period from the 2000s to the present. We addressed major trends and issues of Korean corporate HRD in an attempt to generate a future research agenda.  相似文献

The main objective of the current paper is to point to the dualistic nature of HRD practice: employee empowerment strategy juxtaposed with high levels of individualization. HRD practice contributes to a series of dualities in organizations such as flexibility vs. loyalty, commitment vs. individualization and responsibility vs. alienation. The paper will argue that current HRD strategies have an individualistic role rather than an interactive and interpersonal influence for better knowledge sharing and organizational learning. The research implies that HRD should change its interventions in terms of how the individual is conceptualized to make knowledge actionable in social contexts to create favourable conditions for knowledge sharing and organizational learning.  相似文献

Centring on the impact of power and politics embedded in the evaluation of training programmes, this study aimed to understand how organizational power relations affect the evaluation process for a training programme. A qualitative case study for the managerial leadership development programme of a Korean insurance company was designed. The HRD practitioners held control throughout the evaluation, and their dominant power was maintained and reproduced by other stakeholders' recognition of their expertise in training and development area. However, due to the structural relationship between the HRD unit and the corporate management, the HRD practitioners perceived themselves as marginalized. Unequal power relations were sustained in the evaluation mostly by stakeholders' self-regulation of their conduct in terms of norms, standards and expectations about their roles. This study found that despite the immense criticism of reaction measures, their continuing use in evaluation could be traced to their meaning as a political bargaining tool.  相似文献

Abstract

This article examines the ethical dimensions and implications of recruitment and human resource development that face both local and international aid agencies operating in the context of an emergency response. Focusing on post-tsunami Sri Lanka it contends that, although the rapid proliferation of humanitarian organizations responding to the disaster created a boom in employment opportunities with international agencies, it also resulted in a human resource crisis for local ones and consequently the erosion of national emergency response capacities. It argues that the current recruitment and HRD practices of humanitarian organizations are insensitive to the disaster response needs of local agencies. It concludes with a call for international aid agencies to be more aware of the implications of their recruitment and HRD strategies in disaster-affected countries and recommends a number of ways in which practices could be improved to support, rather than diminish, local capacities.  相似文献

Malaysia has emerged as a major economic force in the Asia-Pacific region. While the recent growth is supported in part by government incentives, much credit can be attributed to the development of small-medium enterprises (SMEs). Recent US studies have found evidence of extensive HRD in small to mid-sizedbusinesses, and otherrecentstudies found higherlevels ofjob satisfaction among employees of small firms. The present study examined major trends and issues of Human Resource Development (HRD) research in Korean context applying the author co-citation analysis (ACA) to three primary HRD-related journals in South Korea. Following the analyses of author co-citation frequency, correlation matrix, dendrogram, and the multi-dimensional scaling (MDS) map, the results were found as follows: (1) co-citation network identified seven topical clusters (i.e., human competency improvement for young men and e-learning designers, system approach for training effectiveness, competency for executives and HRD-ers, HRD evaluations, HRD solutions, mentoring in career development, leadership, and the role of professionals), (2) competency appeared as a keyword in multiple clusters, (3) unlike HRD in North America or Europe, learning (informal, organizational, self-directed, and lifelong learning) with a variety of HRD solutions comprised the dominant research stream, and (4) research activities for critical issues, such as diversity, development of workforce minority, and international HRD were largely missing.  相似文献
