The increased use of temporary contracts has instigated debates on possible implications for employees’ attitudes, well‐being and behaviour. The complex issues related to this debate are reviewed from a theoretical, empirical and conceptual point of view. First, the definitions of temporary employment that are currently used in OECD countries are reviewed. Second, theoretical views concerning possible determinants are elaborated. The theoretical frameworks discussed include Work Stress Theory, Social Comparison Theory and Social Exchange Theory. The determinants proposed in these theories have served to form the basis of hypotheses on differences between temporary and permanent workers on various psychological outcomes. Third, research on associations between temporary employment and the variables job satisfaction, organizational commitment, well‐being and behaviour are reviewed. These variables are most frequently used in the realm of temporary work research. This review concludes that research results have been inconsistent and inconclusive, unlike the predictions that follow from the theoretical frameworks. This leads to a fourth section in which potential explanations for these inconsistent findings are advanced. In conclusion, a conceptual model is developed to inspire future research.  相似文献

Recent research suggests that the relationship between job insecurity and psychological outcomes is more negative among permanent compared with temporary workers. We investigate possible interaction effects between job insecurity and type of contract (temporary versus permanent) for various psychological outcomes (job satisfaction, organizational commitment, life satisfaction, and self-rated performance), some of which have received little attention. We aim to explain these interaction effects, while taking into account the heterogeneous nature of temporary workers in terms of tenure, employment prospects, and wish to do temporary employment. We argue that permanent workers expect higher levels of job security; job insecurity breaches permanent workers' but not temporary workers' expectations. This may relate to unfavourable outcomes. Similarly, the heterogeneous nature of temporary workers may relate to job security expectations and thus to reactions to job insecurity. This study was conducted on a sample of 477 temporary and permanent workers from various occupational sectors in Belgium. The results suggested that the interaction effect between job insecurity and contract type may be limited to job satisfaction and organizational commitment. Furthermore, permanent workers had higher expectations about job security. Breach of these expectations furthermore mediated the relationship between job insecurity and all outcomes, except for self-rated performance. However, the heterogeneity indicators were found to be unrelated to job security expectations.  相似文献

Abstract

A sample of full-time teaching staff from a former polytechnic participated in a study to examine the relationships between their perception of occupational stress and their involvement in research. Information was obtained from 60% of staff approached. The mean scores on the Occupational Stress Indicator (OSI) for job satisfaction and stress-related measures of mental health and physical health did not differ significantly from data obtained in previous studies on university academic personnel. Scores on these variables were not significantly related to research activity. The degree of satisfaction and degree of stress emanating from participation in research, in teaching and in administration were separately assessed in structured interviews.  相似文献

Using a sample of 887 volunteer emergency service workers in South Australia, we conducted a study based on the JD-R framework to examine the roles of three mediators in the relationship between job characteristics and volunteer well-being. These were (i) exhaustion as a mediator in the relationships between job demands and both poor mental health and turnover intentions; and (ii) work engagement and organizational connectedness as mediators in the relationships of job resources (training and organizational support) with happiness and turnover intentions. Organizational connectedness, a relatively new construct, is a positive state of well-being that involves an emotional connection with other workers, with service recipients and with aspects of the task and the organization's values. Results indicated that all three mediators were important in explaining volunteer well-being. Specifically, job demands were positively related to exhaustion, which, in turn, was linked to ill-health and turnover intentions. Job resources were positively related to work engagement and organizational connectedness, which were, in turn, negatively related to turnover intentions. However, while organizational connectedness mediated the relationship between job resources and happiness, this was not the case for work engagement. The roles of these variables in future research in paid and voluntary work are discussed.  相似文献

This paper presents our findings from an empirical survey of 580 individuals placed by a German temporary work agency. The study aims to examine the linkages between human resource management practices and ambidexterity with regard to the integration of an external, highly qualified workforce into the firm. We focus on aspects of the internal labor market (ILM) and its relationship to concurrent firm exploration and exploitation. We argue that a dynamic ILM contributes to a firm’s capability for ambidexterity. Based on differences in the access to promotional opportunities of the ILM between temporary and permanent workers, we expect this contribution to be different for these groups of employees. We argue that whereas permanent employees receive job satisfaction from the opportunities of a dynamic ILM, temporary employees lack access to this source of job satisfaction and therefore do not contribute equally to organizational outcomes. Results of our study are intriguing since they do not support arguments on expected differences between these two types of workforce. Rather, findings confirm the importance of a dynamic ILM not only for permanent but also for temporary employees.  相似文献

Job insecurity has well-documented negative effects for individuals as well as organisations. However, the mechanisms by which job insecurity relates to its outcomes have received less research attention. The purpose of this study is to investigate trust in the organisation as a potential mechanism that may explain why job insecurity relates to two well-documented outcomes: decreased job satisfaction and lowered mental health. These hypotheses were tested in a Swedish longitudinal sample that consists of employees (longitudinal n?=?906) from three organisations, using structural equation modelling. Overall, the results showed support for our hypotheses. Our findings reveal an indirect effect of trust on job satisfaction, regardless of whether the previous levels of job satisfaction were controlled for. With regard to mental health, the indirect effect was only evident when previous levels of mental health were not controlled for. The results of this study contribute to our understanding about the intervening factors in the relationship between job insecurity and outcomes. Moreover, the results might be important for human resources departments and managers when there are indications that employees are worrying about the future of their jobs.  相似文献

The objective of the present study was to test for multigroup invariance in measurement models and structural models between job characteristics, psychosocial intervening variables, health outcomes and sickness absenteeism. Four types of occupation were represented in the study: blue-collar workers ( n = 241), white-collar workers ( n = 209), elderly-care workers ( n = 338) and child-care workers ( n = 336). A first-order, six-factor multigroup confirmatory factor analysis model (i.e. measurement model) composed of two perceived job characteristics ( job autonomy and skill discretion), appraised workload, job satisfaction, stress-related ill-health and sickness absenteeism provided a good model fit. Invariance tests showed that the six-factor model fits well for all occupations. A partially recursive mediated multigroup structural model showed both similarities and differences across occupations as regards the relationships between independent latent variables ( job autonomy, skill discretion), intervening latent variables (appraised workload, job satisfaction) and dependent latent variables (stressrelated ill-health, sickness absenteeism). By comparing a generic model with occupation-specific models across occupations, this study showed that occupation-specific models were more plausible. The results indicate that it is important to examine different occupational contexts in detail to better understand how certain psychosocial factors at work influence strain in different occupations. Since job characteristics can potentially be amended, the findings have important implications for the differentiation of prevention and intervention in different occupations.  相似文献

Nowadays, many organizations employ parts of their workforce via employment agencies and, as such, temporary agency workers (TAWs) are important for our economies. Increasingly, research is conducted to explore the relationships among the three parties involved – the TAW, the client organization and employment agency – and how this relationship can be strengthened by HR instruments. This study adds to this stream of literature by studying to what extent TAWs’ affective commitment (AC) towards the client organization and employment agency relates to their expectations and their fulfilled expectations regarding offered opportunities for competence development (OfCD) by both organizations, and by exploring to what extent TAWs regard both employment organizations responsible for offering them OfCD. A cross-sectional survey study was conducted among TAWs in the Netherlands (n = 449), including quantitative and qualitative analyses. All results of this study together revealed that TAWs tend to be focused on the client organization with regard to OfCD. This is the organization to which they feel most affectively committed, that they regard responsible for organizing their OfCD, and where they ask for OfCD. This study indicated that TAWs do not yet profit maximally from the triangular employment relationship, and have a rather traditional view on TAW constructions.  相似文献

There is evidence, spanning many decades of research, that the subjective well-being (SWB) of workers, including life satisfaction, job satisfaction, and positive affect, positively correlates with the performance of workers and organizations. However, the size of the relationships is typically small to moderate. In this review we address the question of why the relationships are not stronger. We first review evidence of a relationship moving from well-being to performance through various pathways. Workers who are high in SWB are now understood to have: 1. better health, 2. lower absenteeism, 3. greater self-regulation, 4. stronger motivation, 5. enhanced creativity, 6. positive relationships, and 7. lower turnover. Each of these variables can predict individual and organizational performance. However, the sheer number of known and possible pathways means the relationships are bound to be complex, and there are mitigating conditions at every turn. Thus, second, we review the evidence of moderators of these mediators, hypothesizing when a happier workforce is a more productive one, and when not. Future research is needed to firmly establish the pathways from different types of SWB through the mediators to metrics of performance, to further establish the moderating conditions in which these relations are most likely to occur, and to evaluate how much SWB is needed to maximize effectiveness. We end by urging scholars to conduct this future research using the highest standards of scientific integrity.  相似文献

Abstract

This study investigated the use of the Occupational Stress Indicator (OSI) on school administrators in Singapore. The sample of 223 school administrators consisted of the top management group of principals and vice-principals and the middle management group of heads of department. The school administrators reported pressure at work, and consequently, higher levels of mental and physical ill health. They had high locus of control scores, indicating low internal control over their environment. However, they also reported greater use of coping strategies and higher job satisfaction. Psychometrically, the sub-scales of sources of pressure, job satisfaction, and mental and physical ill health were found to be reliable. The items of the scales of type A, locus of control and coping skills had to be re-factor analysed for the Singaporean sample. The new factors were found to have higher reliability. When the stress and job satisfaction levels of the principals/vice-principals and heads of department were compared, the heads of department reported significantly less job satisfaction and higher levels of mental and physical ill health. They perceived less internal control in their work situation.  相似文献

Karasek's (1979) hypothesis that perceived control interacts with various job stressors in affecting employee satisfaction and health was tested. It was proposed that high levels of perceived stress would only be associated with poor health and negative affect in the presence of low control. One hundred and thirty-six clerical workers at a major US university completed questionnaries containing the measures of interest. The results of regression analyses failed to support the interaction hypothesis. However, measures related to both control and job stressors were found to correlate with satisfaction and health outcomes, as has been found in prior research. Limitations of the self-report and correlational methodology are discussed.  相似文献

Longitudinal influences of managerial support on employee well-being   总被引:2,自引:0,他引:2  
A three-wave longitudinal survey of managers working for a food retailer (n = 148) assessed both job characteristics and individual well-being during a period of organizational restructuring. Repeated measures analysis of variance revealed significant changes in both job characteristics and well-being across the three surveys. In addition, longitudinal structural equation models were developed to model the relationships between job characteristics and two indices of strain (job satisfaction and mental health) over time, including the assessment of the relative fit of competing causal process models. After controlling for the temporal stability of all variables, both types of strain were predicted by a combination of prior strain, prior job characteristics and current job characteristics. More specifically, managerial support was found to influence job satisfaction both directly and through perceptions of role ambiguity and control. Mental health was consistently predicted by low current and prior work demands, and in addition was associated with high managerial support. These results suggest that interventions to enhance employee well-being might usefully focus on increasing managerial support. Recommendations for research intending to examine the direction of causal associations between job characteristics and strain are made.  相似文献

Abstract

Most previous studies concerning the associations between work and mental ill-health have used dimensional self-report questionnaires for mental health problems (e.g., depressive symptoms). This study contributes to occupational health research by providing standardized clinical diagnoses based on DSM-IV criteria. A total of 2329 employees (age 18–65 years) took part in a structured, computer-assisted clinical interview (DIA-X/M-CIDI). Further, they specified whether their job was characterized by physical workload, overtime, or stress, and evaluated whether they feel impaired by each job characteristic. Results show that substance abuse/dependence (including nicotine dependence) was the highest prevalent mental disorder in German employees (12 month prevalence: 14.4%; only alcohol and illicit substance abuse/dependence: 4.9%) followed by anxiety (12.0%) somatoform (9.7%), and affective (9.3%) disorders. Sequential logistic regression analyses showed significant associations between the presence of stress at work and affective and somatoform disorders. Furthermore, feeling impaired by stress at work was strongly associated with anxiety, affective, somatoform disorders, and substance abuse/dependence. Beside work, personal characteristics, primarily gender, were associated with mental disorders in employees. However, except for affective disorders, gender did not modify the association between job characteristics and mental disorders. Taken together, results corroborate the necessity of considering mental disorders at work. Further studies to define the relation between work and mental disorders in employees are strongly recommended and should include objective analyses of job characteristics.  相似文献

Abstract

Pride in task completion has been observed to be consistently important to workers, although these self-conscious emotions have received little attention as a construct worthy of investigation in the workplace. Organizational ethnographies provide a unique opportunity for an in-depth look at pride and Organizational Citizenship Behaviour (OCB), An analysis of the existing set of published book-length workplace ethnographies (n = 108) reveals that both job satisfaction and pride in task completion are significantly associated with OCB. Associations between pride and OCB appear to be stronger than associations between job satisfaction and OCB. Workers' characteristic mood states, such as the pleasurable emotions created by pride in work and unpleasant feelings of shame from perceptions of chronic failure, appear to be highly relevant to the promotion of desirable outcomes for organizations. The results of this study illustrate the value of ethnographic data in the study of workplace emotions, cognitions, and their potential behavioural sequelae  相似文献

Abstract

This study aimed to test whether curvilinearity would add explanatory power to the long-term relationships between job characteristics and mental well-being. The study was based on cross-sectional and longitudinal data from phases 3 and 5 of the Whitehall II sample (N=4154 for job satisfaction and 6000 for context-free mental well-being, mean follow-up 5.8 years). The curvilinear components of the job characteristics were introduced after controlling for the baseline outcome measure, demographic factors, and the linear measures of the job characteristics. The cross-sectional analyses showed only a curvilinear association with the expected U-shape between job demands and context-free mental well-being. The longitudinal analyses showed no curvilinear relationships between the job characteristics and context-free mental well-being. While small non-linear relationships were found between social support and decision latitude and job-related mental well-being, the shape of these relationships was the reverse of that expected. Post hoc analyses revealed that only the positive segment of the relationship between decision latitude and job satisfaction was significant, while both segments of the relationship between social support and job satisfaction were significant. The findings from this study, based on a large sample with high variety in working conditions, provide little support for the assumption of curvilinearity in the long-term relationship between psychosocial working conditions and mental well-being. This has practical implications, as if associations are linear this would indicate that it would be reasonable to take a population (rather than individually targeted) approach to stress management interventions.  相似文献

Three central hypotheses of Warr's Vitamin Model concerning the relationship between job characteristics and well-being and health outcomes were tested: (1) differential effects of job characteristics on the various well-being and health outcomes; (2) predominance of curvilinear associations; and (3) moderate influence of negative and positive affectivity on these relationships. The study participants were 162 employees from a health care organization (aged 19–54 years, 95% women) who completed questionnaires on job demands and job autonomy, as well as on the outcome variables depression, anxiety, job satisfaction, and health complaints. In addition, data on short-term sickness absence were collected. A higher level of job demands was significantly associated with a lower level of well-being and self-reported health. Job autonomy showed weaker relationships with the outcome variables. The effects of job demands were still large after controlling for negative and positive affectivity, while the effects of job autonomy in most cases became non-significant. The predicted curvilinear relationship between job characteristics and outcome variables did not have an additional value over a linear model in predicting the data. It is concluded that the present data from a homogeneous sample of mostly female nurses support Warr's Vitamin Model to a limited extent.  相似文献

This study assessed the mental health, job satisfaction and sickness absence of comparative groups of 236 managers and 377 shopfloor workers in the brewing industry in Scotland and northern England. The results showed significant differences between the groups' scores on type A behaviour, locus of control, job satisfaction, and number of incidents of sickness absence. Multiple regression was used to elucidate similarities and differences between managers and shopfloor workers in the predictors of stress outcomes.  相似文献

The present study examined the relationship between job stress, job satisfaction and mental health, and attempted to assess the effects of job stress on different parameters of satisfaction and mental health in the context of two groups of Bangladeshi factory workers. There were 26 subjects in a 'high stress' group and 33 in a 'low stress' group. Individual data were collected by using the Stress and Arousal Checklist, the Job Satisfaction Scale, the General Health Questionnaire, absenteeism by sick leave, a self-esteem at work scale and heart rate monitor. Chi-square and t-tests were applied in the analyses of these data by group. The results, quite expectedly, showed that a greater number of high stress subjects were dissatisfied and had poorer mental health than low stress subjects. The results also showed that low stress subjects were significantly more satisfied and possessed better mental health than the high stress subjects. It would appear that the experience of stress plays an important role in determining the quality of working life of Bangladeshi factory workers having similar consequences in terms of health and well-being to those observed in developed countries. The dynamics of absenteeism in Bangladesh are discussed.  相似文献

Abstract

The Demand-Control (D-C) (Karasek, 1979) and the Demand-Control-Support (D-C-S) (Johnson & Hall, 1988; Johnson, Hall, & Theorell, 1989; Karasek & Theorell, 1990) models of work stress suggest that jobs with high demands and low control (and low support) are stressful. In line with the support in the literature for context-specificity in occupational stress research (Sparks & Cooper, 1999) and the limited and even contradictory support for interaction effects, the main aim of the present study was to examine how the D-C-S model applied in a well-defined occupational group. Using hierarchical regression analyses, and controlling for negative affect, the D-C-S model accounted for 26%, 6%, and 8% of the variance in job satisfaction, psychological distress and burnout, respectively, among 166 academics in a UK university. No two-way or three-way interactive effects were evident, but additive effects of job demands and control on psychological well-being and of job demands and support on both burnout and job satisfaction were shown, corroborating research showing that high job strain is linked to ill health and job dissatisfaction in this homogenous occupational sample. It is recommended that, in future, research includes more variables that are specific to a particular occupation.  相似文献
