摘    要:以内在动机理论和扩展—建构理论为基础,构建了一个被调节的中介模型,探究家庭—工作增益对员工创新行为的影响及作用机理。通过对北京、天津和山西等华北地区多家企业78名主管和303名对应下属的问卷调查,采用SPSS22.0和Mplus7.4软件对数据进行分析。研究得出了部分与前人一致的结果,即家庭—工作增益显著正向影响员工心理资本;员工心理资本在家庭—工作增益和员工创新行为间起中介作用;同时,研究还证实了主管支持对家庭—工作增益心理资本员工创新行为这一中介作用起正向调节作用,相对于低主管支持,在高主管支持下,家庭—工作增益通过心理资本的中介对员工创新行为的正向影响显著更强。

Abstract:Based on intrinsic motivation theory and broaden-and-build theory,this paper constructs a moderated mediation effect model to explore the effect of family-work enrichment on employees'' innovative behavior and its mechanism. The data were analyzed by SPSS 22.0 and Mplus 7.4 software based on a questionnaire survey of 78 executives and 303 subordinates from several enterprises in North China,such as Beijing,Tianjin and Shanxi. Some of the results are consistent with previous studies:family-work enrichment has a significant positive effect on employee''s psychological capital,employee''s psychological capital plays a mediating role between family-work enrichment and employee''s innovative behavior;At the same time,this study also confirmed that this mediated was moderated by supervisor support. That is,compare to relative lower supervisor support,the indirect effect of family-work enrichment on employees'' innovative behavior via employee''s psychological capital was significant stronger when supervisor support was higher.
