摘 要: | 从工作倦怠的视角探索中国情境下新生代员工的工作生活质量问题对于完善新生代员工的管理具有重要意义。基于此,运用实证研究方法,以工作倦怠作为工作生活质量前因变量和情绪劳动策略的结果变量,探讨新生代员工情绪劳动策略、工作倦怠和工作生活质量三者间的相互作用机理,并用优势分析检验了工作倦怠3个维度对工作生活质量的相对贡献。研究结果表明:(1)新生代员工表层扮演对工作生活质量具有显著负向影响,而深层扮演对工作生活质量具有正向影响;(2)工作倦怠各维度在情绪劳动策略与工作生活质量关系间均具有部分中介效应;(3)职业效能感对新生代员工工作生活质量的贡献最大,为50.26%,其次是玩世不恭达到30.1%,最后是情绪衰竭为19.6%。

Emotional Labor Strategies and Quality of Work Life in Millennial Generation:Mediation Mechanism of Job Burnout |

Abstract: | It is important to analyze the quality of work life among millennial generation in the Chi-nese context under the perspective of job burnout,which is beneficial to improve the management of millennial generation.In view of this facts,this paper analyzed the function mechanism among the job burnout,the quality of work life and the emotional labor strategies using empirical search methods. Also,the dominance analysis was applied to determine the relative important of different antecedent variables of job burnout.The results show that:(1 )Surface acting negatively related to the quality of work life,while deep acting positively related to the quality of work life among millennial generation. (2)Every dimensions of job burnout partially mediates the relationship between emotional labor strat-egies and the quality of work life.(3 )Professional efficacy on the quality of work life contribution reaches 50.26%,follow by cynicism 30.1%,finally,emotional exhaustion’s variance of the per-centage is 19.6%. |
