无边界职业生涯时代科技工作者职业成功影响因素研究

摘    要:无边界职业生涯时代区别于传统的职业生涯时代,更加强调自身职业生涯的管理,职业成功的衡量标准随之变化。科技工作者是高新技术的载体,具有较强的工作自主性及自我发展需求。研究突破以往从不同层面对科技工作者职业成功进行研究的视角,凸显其工作自主性及内在职业成功需求,构建了全新的职业成功影响因素理论模型,并结合相关课题数据对其进行验证。结果显示:科技工作者的个体特征、职业生涯的无边界性、生涯适应力对其职业成功影响显著;工作敬业度作为个体特征、职业生涯无边界性、生涯适应力的中介变量对科技工作者的职业成功产生显著影响。

Abstract:Boundaryless career era which is different from traditional career time emphasizes self-career management. This directly leads to the change of career success measurement. Science and technology workers is the carrier of new and high technology, having strong job autonomy and self-development needs. This paper breakthroughed the past research perspective from different levels, highlighting their job autonomy and internal occupation success needs, built a new career success factors theory model, and combined with the related data to test and verify. The results show that individual characteristic, boundaryless of career, career adaptability significantly influence the career success; work engagement as the intermediary variable has a significant impact on science and technology worker career success.
