员工跨界行为对工作投入的影响:领导力涌现与任务复杂性的不同作用

摘    要:为了探讨员工跨界行为对工作投入的影响机制、领导力涌现的中介作用和任务复杂性的调节作用,对214名团队成员的问卷统计分析结果表明:跨界行为对工作投入具有正向影响;领导力涌现在跨界行为与工作投入之间起完全中介作用;任务复杂性对跨界行为与领导力涌现的关系具有正向调节作用。当任务复杂性越低时,跨界行为对领导力涌现的作用不显著,任务复杂性越高,跨界行为对领导力涌现的影响越显著。任务复杂性对使节行为与领导力涌现之间具有负向调节作用,对侦测行为与领导力涌现之间具有正向调节作用,对任务协调行为与领导力涌现之间关系的作用不明显。

Abstract:This paper discusses the mechanism of the influence of employees'' boundary-spanning behaviors on work engagement and examines the mediating effect of leadership emergence and the moderating effect of task complexity. Through the questionnaire analysis of 214 team members, the results show that boundary-spanning behavior has a positive impact on work engagement, emergence of leadership plays a complete intermediary role between boundary-spanning behavior and work engagement and task complexity positively moderates the relationship between boundary-spanning behavior and leadership emergence. When the task complexity is lower, the effect of boundary-spanning behavior on leadership emergence is not significant. When the task complexity is higher, the effect of boundary-spanning behavior on leadership emergence is more significant. Task complexity has a negative regulatory role between ambassador behavior and leadership emergence. It has a positive regulatory role between scanning behavior and leadership emergence. It has no obvious role in the relationship between task coordination behavior and leadership emergence.
