人与组织的绩优集成:从P-O双向匹配到心理距离的影响

摘    要:在人与组织匹配的研究中,可以使用人与组织集成内力学的数学表达式,在这个表达式中,“心理距离”对“集成内力”的影响非常重要,但以往对“心理距离”影响因素的研究很少涉及“人与组织的匹配度”。事实上,“人与组织的双向匹配”这个因素可以直接影响到“心理距离”,从而影响组织的“集成内力”。也就是说,“人与组织的双向匹配”作为自变量,因变量是组织的“集成内力”,但“人与组织的双向匹配”不直接对组织的“集成内力”造成影响,这种影响是通过“心理距离”这个中介变量来实现的。因此,如果提高“人与组织的双向匹配”,则可以缩短人与组织的“心理距离”,提高员工的组织承诺、组织公民行为、组织认同、组织忠诚度,进而提高组织的“集成内力”,从而实现人与组织的绩优集成,也就是要发挥人与组织(P-O)的双向匹配、心理距离、组织环境的综合效用。

Abstract:In the study of person-organization fit, mathematical expressions of person-organizations can use the integrated force of science. In this expression, “psychological distance” effect on “integrated force” is very important but rarely studied. “P-O bidirectional fit” can directly affect the “psychological distance”, thus affecting the integration of internal force organization. That is to say, the “P-O bidirectional fit” is the independent variable, while the dependent variable is the “integrated force”,and the former can influence the latter through the intermediate variable of “psychological distance”. Therefore, if the “P-O bidirectional fit” is increased, the “psychological distance” can be shortened, and employee commitment, organizational behavior, organizational identification, organizational loyalty can be enhanced to improve the organization's “integrated force”,so as to realize the “integration of people and organizations”,thus bringing into full play “P-O bidirectional fit”,psychological distance,and organization environment.
