摘    要:人力资源管理领域的研究为员工参与为“怎样满足员工的需要同时实现组织的目标”这一核心组织问题提供了一个双赢的解决办法。然而,关于员工参与怎样实现这一过程的问题,众多研究都是将员工参与机制视为民主管理的一种方式,停留在员工工作条件的改善、工作设计和公司政策的制定方面,很少与战略联系起来。为将员工参与和组织战略联系起来,本文构建了员工战略参与模型,通过员工组织角色的扩展和转变,员工的战略参与可以提高组织战略过程的一致性和连续性,为解决上述问题提供了一个新的思路,并指出了员工战略参与过程中员工组织角色转变所需要的条件。

Abstract:HRM studies has emphasized that employee involvement (EI) provides a win-win means to "satisfy employees while realize the organization's aims". However, with regards to the process of EI, many studies take EI as a way of democratic management, focusing on such aspects as the im- provement of employees' work situation, job design and corporate policies while very few relate EI to corporate strategy. In order to relate EI with organizational strategy, this article puts forward a model of employee strategic involvement. By extending and transforming the organization roles of employ- ees, strategic involvement of employees can improve the consistency and continuity of strategic process, providing a new solution to the above-mentioned problem. The article has also given the pre- requisites for organization roles transformation in the process of employee strategic involvement.
