家长式领导对创新的影响:一个整合模型

本文基于现有的双核模型和两栖模型,构建一个整合模型,分析了家长式领导对创新的影响。运用159家高科技企业的问卷调查数据进行假设检验,结果发现,威权领导对利用式创新有负向直接影响;威权领导能正向调节利用式创新与新产品绩效的关系;仁慈领导对探索式创新和利用式创新均有正向直接影响;仁慈领导能负向调节探索式创新与新产品绩效的关系,还能正向调节利用式创新与新产品绩效的关系。

The Impact of Paternalistic Leadership on Innovation:An Integrated Model

Exploratory innovation and exploitative innovation are important ways for enterprise to update ability and enhance the adaptability.Leadership is considered to be one of the important factors influencing the foregoing two types of innovation activities.This research discusses the impact of paternalistic leadership on innovation.This paper conceptualizes an integrated model that combines the dualcore model and ambidextrous model of innovation.First,innovation is divided into exploratory innovation and exploitative innovation.Second,exploratory innovation and exploitative innovation are divided into two stages,creation of innovative ideas and implement of innovative actions,respectively.Based on the above analytical framework,we investigated the impact of paternalistic leadership in the different stages of different innovation activities.Using a sample of 159 Chinese high-tech enterprises,some hypotheses are tested:(1) In the stage of creation of innovative ideas,the impact of Authoritarianism and Benevolence on innovation is different.Authoritarian leadership had no significant impact on exploratory innovation,but will inhibit the production of exploitative innovation.Benevolence has a directly positive effect both on exploratory innovation and exploitative innovation.(2) In the stage of implement of innovative actions,moderation of Authoritarianism and Benevolence on relationship between innovation action and the effectiveness of new product is different.Authoritarianism doesn’t significantly moderate the effectiveness of exploratory innovation,but positively moderates the effectiveness of exploitative innovation.Benevolence negatively moderates the effectiveness of exploratory innovation and positively moderates the effectiveness of exploitative innovation.(3) In the two-stage of creation of innovative ideas and implement of innovative actions,the impact of paternalistic leadership is not entirely consistent.Authoritarianism inhibits the production of exploitative innovation but contributes to the implementation of exploitative innovation.Benevolence contributes to the production of exploratory innovation but goes against the implementation of exploratory innovation.Benevolence is conducive to both production and implementation of exploitative innovation.The paper has supplied the empirical evidence of relationship between paternalistic leadership and ambidexterity.
