高绩效工作系统对员工行为影响研究

摘    要:高绩效工作系统能引发员工行为的变化进而影响企业绩效。文章通过对108家企业的765名员工进行问卷调查分析,检验了高绩效工作系统与员工行为关系模型。结果表明,在高绩效工作系统中,组织支持、选拔招聘和保险福利对组织的员工行为具有显著正向影响,并能够降低组织报复行为的发生;工作设计对组织公民行为具有显著正向影响;绩效薪酬对员工行为无显著影响;综合培训与角色内行为、组织公民行为负相关,与组织报复行为正相关。

Abstract:The relationship between human resource management and enterprise performance has been a research hotspot in academic field.In order to examine the way high performance work system(HPWS) causes the changes of staff behavior and enterprise performance,via the survey on 765 staff from 108 enterprises,the relational model between HPWS and staff behavior is tested.The results show that organizational support,internal selection recruitment and insurance benefits have significant positive effects on organizational citizenship behavior(OCB) and can reduce organizational retaliatory behavior(ORB).Work design has a significant positive effect on OCB.However,performance-related pay has no significant effect on staff behaviors.Comprehensive training has a negative correlation with in-role behavior and OCB and a positive one with ORB.
