大学教师人格特质、职业认同与工作绩效的关系研究

摘    要:为提升高校教师甄选与开发的有效性,以国内五所综合性大学的144位教师为样本,通过教师自评、学生他评、文章发表三方配对数据的收集,实证检验了大学教师人格特质、职业认同与工作绩效的关系,主要结果为:大学教师大五人格的外倾性维度与教师的教学绩效正相关;教师的核心自我评价与教师的科研绩效正相关;职业认同与教师的教学、科研绩效均呈正相关;职业认同在教师的外倾性与教学绩效之间起调节作用。这些结果对于我国大学新教师的甄选和已有教师的培养都有积极意义。

Abstract:In order to explore the relationship among university teachers’ personality,professional identity and work performance,this study takes 144 teachers in 5 comprehensive universities of China as the research objectives.The matched data are respective from teachers,students and published papers.The results show that: university teachers’ extraversion dimension of big five personality and the teaching performance are positively related;core self-evaluation and research performance are positively related;professional identity is positively related to teaching performance and research performance;moreover,professional identity moderates the relationship distinctly between extraversion and teaching performance,and strengthens the positive relationship between them.These results have positive significance on the selection and training of Chinese university teachers.
