摘    要:从村域认同、村域信任、村域网络3个维度测度村域社会资本,使用村干部留任意愿与工作满意度表征村干部激励强度,利用陕、豫、冀3省135个行政村调查数据,使用Bioprobit模型,实证分析村域社会资本及其各维度对村干部的激励效应,并进行稳健性检验,同时考察不同激励方式的相对重要性。研究表明,村干部留任意愿与工作满意度水平一般,村域社会资本、村域认同、村域信任通过内在动机驱动机制、村民合作机制、信息分享机制正向影响村干部留任意愿与工作满意度,村域认同激励效应高于村域信任,村域网络激励效应不显著,研究结论具有稳健性。相对重要性分析结果显示,村域社会资本、村民自治制度是村干部激励最重要的两种方式,工资激励贡献度次之,政府检查激励贡献度最低。

Abstract:Village social capital is measured from three dimensions of village identity,village trust and village network,while village cadres’ willingness to stay and job satisfaction are used to measure the incentive intensity of village cadres.Based on the village cadres survey data from 135 villages in Shaanxi,Henan and Hebei provinces,Bioprobit model is used to empirically analyze the incentive effect of village social capital and its three dimensions on village cadres and robustness test is conducted to find out the relative importance of different incentives.The results show that the willingness of village cadres to stay and their job satisfaction are general,village social capital, village identity and village trust have a significant positive impact on their willingness to stay and job satisfaction through internal motivation driven mechanism,villagers cooperation mechanism and information sharing mechanism,and the incentive effect of village identity is higher than that of village trust,and village network has no significant effect on village cadres’ willingness to stay and job satisfaction.The conclusions are robust.The results of relative importance analysis show that village social capital and villager autonomy system are the two most important ways to motivate village cadres,followed by wage incentive contribution and government inspection incentive contribution.
