摘    要:从人力资源管理5P模型视角探讨了人力资源管理对反生产行为的影响机制。研究指出,岗位设计、员工开发、绩效考核与薪酬设计、积极的文化分别是影响反生产行为的机会机制、预防机制、触发机制和规范机制,并且这四大机制互相制约,共同对反生产行为产生影响。在此基础上,提出了组织应加强行为监控,优化工作设计;注重诚实性个性测试和职业、心理培训;构建科学合理的绩效考核体系;薪酬与奖励制度要公平、合理以及营造积极的伦理氛围和伦理文化五个方面的反生产行为治理策略。

Abstract:Research is conducted on the influence mechanism of human resources management (HRM) on counterproductive work behavior (CWB) from HRM 5P model perspective. It points out that position, personnel, performance and payment, and positive culture influence CWB respectively through opportunity mechanism, pre- ventability mechanism, triggering mechanism and regulating mechanism, and these four mechanisms interact to- gether to influence CWB. Based on these analyses, five aspects management tactics of CWB are put forwarded, which include reinforcing behavior monitoring, optimizing job designing, emphasizing integrity test, career and psychological training, constructing scientific and rational performance appraisal system, creating fair and rational payment and reward policy, and building positive ethical climate and ethical culture.
