已有文献主要集中于变革型领导与员工组织承诺的关系研究,而对两者间的中介变量的研究很少,在国内这一点研究几乎是空白。通过问卷调查中国境内企业972位管理人员,本文试图研究变革型领导与员工组织承诺之间的关系,尤其是研究心理授权在其中的中介作用。在初步研究的基础上,本文系统地验证了变革型领导、心理授权和组织承诺各概念的结构效度及3者间的区分效度。研究结果显示:变革型领导与员工组织承诺是正的相关关系,并且心理授权在两者间起完全中介作用。研究告诉企业领导者,不仅要通过塑造自身的变革型领导风格来提高员工对组织的承诺,而且要善于为员工营造一种心理授权的感受,提高员工的自我效能和自尊,从而提高员工的组织承诺。  相似文献

探讨变革型领导影响下属的深层心理作用机制,即变革型领导是否会通过下属心理资本的中介作用对下属工作绩效和组织承诺产生影响。以230位MBA学员为样本,采用结构方程模型的方法分析了变革型领导行为、下属工作绩效、组织承诺以及下属心理资本各维度间的关系。研究结果表明,下属心理资本中的自我效能、希望和恢复力对变革型领导行为与下属工作绩效的关系起到中介作用;下属心理资本中的自我效能和恢复力对变革型领导行为与下属组织承诺的关系起到中介作用。  相似文献

在构建变革型领导对离职倾向影响的中介模型,以及分析水平-垂直集体主义背景下组织承诺中介作用的基础上,对东北和华北地区10家企业的202名管理者和员工进行问卷调查,采用层次回归等方法进行研究分析。结果表明,组织承诺在变革型领导和离职倾向之间起部分中介作用,不同集体主义背景影响变革型领导对离职倾向的作用路径;在水平集体主义背景下,持续承诺中介了变革型领导对离职倾向的影响;在垂直集体主义背景下,情感承诺和规范承诺中介了变革型领导对离职倾向的作用路径。鉴于此,组织需要根据员工集体主义导向的差异,通过采用不同的激励措施以提高员工的组织承诺,降低离职倾向。  相似文献

打开领导有效性的黑箱:领导行为和领导下属关系研究   总被引:12,自引:0,他引:12  
学者一直从领导者和领导下属交换两个视角进行领导研究,但两种研究从来没有整合,领导行为到领导有效性之间一直是一个不为人知的黑箱。本文整合两种视角,运用中国医药企业的615个样本检验了领导行为、领导下属交换对领导有效性的影响,发现:(1)变革型领导有助于员工绩效、满意度、额外努力和组织承诺的增加;权变性奖励有助于员工绩效的增加;例外管理导致员工满意度的降低;放任型领导导致员工绩效和满意度的降低。(2)变革型领导既通过领导下属交换的提升引起员工绩效、满意度和组织承诺的增加,又直接引起额外努力的增加;权变性奖励(例外管理、放任性领导)完全通过领导下属交换的提升(降低)引起员工绩效、满意度和组织承诺的增加(降低)。文章最后讨论了本研究的局限和有必要继续研究的课题。  相似文献

探讨变革型领导行为对下属的组织公民行为产生影响的作用机制,即变革型领导是否会通过心理授权的中介作用对下属的组织公民行为产生影响.采用结构方程模型的方法分析了变革型领导行为、组织公民行为以及心理授权的不同维度之间的关系,研究的样本包括高科技组织中282名员工以及他们所对应的领导者.研究结果表明,变革型领导行为通过心理授权作为中介变量对下属员工的组织公民行为具有显著的影响作用;心理授权中的意义性和自我效能两个维度在变革型领导与组织公民行为之间起到中介作用;关系导向和任务导向的变革型领导对心理授权和组织公民行为的不同维度产生影响作用的路径是不同的.  相似文献

反馈寻求行为对员工与组织均有着不可忽视的积极影响,但过度的反馈寻求行为也可能起到适得其反的作用,因此如何将其控制在一个合理区间之内便成为待解决的问题.本研究基于目标设置理论与角色清晰度理论,通过443份有效样本,探究变革型领导对员工反馈寻求行为的影响.研究结果表明,变革型领导对员工向上级反馈寻求行为与向同事反馈寻求行为的影响存在差异,前者为倒U型关系,后者为正向关系.员工目标承诺在变革型领导与员工反馈寻求行为之间起部分中介作用.目标清晰度正向调节变革型领导与员工目标承诺之间的关系,过程清晰度则负向调节员工目标承诺与员工反馈寻求行为之间的关系.本研究有助于为员工反馈寻求行为的管理提供有效指导.  相似文献

通过对华南地区2家企业的202对直接领导和下属的问卷调查,分别考察了员工的心理资本和传统性在变革型领导与员工工作绩效间的中介作用和调节作用.研究结果表明,变革型领导对员工的心理资本有显著影响;员工的心理资本在变革型领导与员工的任务绩效和组织公民行为间起到完全中介作用;员工的传统性在变革型领导对心理资本产生影响时起到调节作用,即员工在传统性上得分越高,变革型领导对他们的心理资本的影响越大.  相似文献

随着组织中越来越多独立工作团队的出现,团队领导者的领导风格作为一种先验的情境因素,会对组织管理的行为效果产生一定的影响.然而过去的研究中很少将团队层次的领导行为作为情景变量来考察.本研究运用676名员工样本对组织公正和交易型领导对组织承诺的影响方式进行研究,发现三种形式的组织公正对员工承诺都有正向影响,互动公正的影响作用最强,分配公正的影响不显著;团队交易型领导方式对组织互动公正与员工承诺之间的关系产生调节作用,即交易型领导越明显的团队中,组织互动公正对员工承诺的影响越大.  相似文献

本文编制了结构化的企业员工组织公民权行为、组织承诺和领导行为的问卷,对企业的200名员工进行了实地调查.用积极主动维度、组织忠诚和帮助维度来衡量组织公民权行为;用情感承诺、规范承诺和持续承诺来衡量组织承诺;用支持型领导行为来代表领导行为.分析结果显示,员工个体的差异与组织公民权行为存在相关关系.支持型领导行为对组织公民权行为(积极主动、组织忠诚、帮助行为)具有积极的影响.组织承诺的不同维度与组织公民权行为的不同为也存在相关关系,而且不同维度之间的关系也不相同.  相似文献

Researchers have increasingly been using the term of organizational ambidexterity to denote the simultaneous use of exploration and exploitation in organizations. Exploration refers to innovation, whereas exploitation addresses cost efficiency. However, despite the plethora of research output on ambidexterity, very few studies are actually providing insights into what specific behaviors and leadership styles accomplish ambidexterity and how organizational constraints influence ambidextrous leadership. In this research, we aim to explain the key properties of ambidextrous leadership, where we propose that ambidexterity is most efficiently promoted by ambidextrous leaders who combine two leadership styles: transformational leadership and transactional leadership. In our study, we associate transformational leadership to exploration, whereas transactional leadership is linked to exploitation. We conduct a research on ambidextrous leadership in the aerospace and defense organizations while also taking into account how organizational structure and environmental dynamism impact leadership styles. The results of our research reveal that both leadership styles are present at the senior management level. Top management, however, mostly uses transactional leadership in part because of structural and environmental constraints while also employing some limited form of transformational leadership style. Therefore, our study concludes that in this particular field the ambidextrous leaders are primarily focused on exploitative activities, while only a limited amount of their time is being allocated on exploration-oriented objectives.  相似文献

The study of emotional intelligence (EI) in the field of leadership, and in the organizational sciences in general, has often been characterized by controversy and criticism. But the study of EI has nonetheless persisted by developing new measures and models to address these concerns. In a prior letter exchange by Antonakis, Ashkanasy, and Dasborough (2009), two author teams debated the role of EI in the leadership literature, but also set an agenda for research and reconciliation for the future. The present exchange revisits these arguments using evidence accumulated over the past decade. Specifically, the authors debate not only the evidence for the predictive power of EI for workplace outcomes, but also the validity of EI as a construct, the measurement of EI, and the appropriateness of analytical tests for establishing the value of EI. Although the author teams agree on the value of the study of emotions and the need for rigorous research in this area, they nonetheless propose alternative agendas and priorities for the future. Further, they conclude that the issues identified in this exchange are not unique to the study of EI; but should also serve to inform the study of other personality factors and leadership more broadly.  相似文献

We investigate how transformational and transactional leadership motivates employees to commit to an organizational ideation program so that they subsequently generate ideas that benefit the organization. To resolve the mixed and contradictory findings of earlier studies about these leadership styles, we propose that more attention needs to be devoted to the leader's personal beliefs. Specifically, we study the degree to which a leader identifies with an organization and how this possibly unlocks the effects of transformational or transactional leadership. Using multilevel data collected in a large multinational company, our findings reveal that both transformational and transactional leadership is effective in motivating followers to commit to the goals of an ideation program. Increased commitment, in turn, is associated with more ideas that followers generate. In contrast to the effect of transactional leadership, however, the effect of transformational leadership is contingent on how strongly leaders identify with the organization.  相似文献

In the present research we report results from two experimental studies that examine how feedback about leadership potential impacts leadership ambition, organizational commitment, and performance. Study 1 used an experimental vignette methodology that controls for prior performance. Results show that individuals who receive feedback that they have low potential to be a future leader have lower ambition and organizational commitment relative to those who receive feedback that they have high potential to be a future leader. Study 2 provides evidence of the causal behavioral effects of feedback about leadership potential using a real task effort environment. Results show that participants informed to be unlikely future leaders display lower performance in a subsequent task than participants informed to be likely future leaders. The findings from the two studies demonstrate that information about leadership potential affects subsequent ambition to become leaders as well as performance. We discuss the implications of these findings for the importance of followership, talent management, and leadership succession.  相似文献

As scholars continue in their quest to find factors that are related to leadership style, leadership behavior, and leadership effectiveness, we observe a revival in interest with regards to emotionality. As recent research suggests the rising importance of emotional reasoning over intelligence in leadership, the complex phenomena surrounding emotions in the workplace spur studies with contradictory, albeit important, results. The purpose of this review is to unify and integrate research conducted in the past decade that links emotionality with leadership style, behavior, and effectiveness. In conducting this review, we observed four running themes: emotional competencies of leaders (e.g. emotional expressiveness and emotional intelligence), stress in leadership, contagion of positive and negative affect, and the effects of leaders' emotions on outcomes like burnout and performance. On top of taking stock of studies that theoretically and empirically test these relationships, we also summarize literature on potential mechanisms that link emotionality with leadership and highlight directions for future research.  相似文献

Executives in family firms are often confronted with emotionally loaded issues, in part due to the need to include the interests of the owning family. Given this context, we hypothesize how high family-firm performance is affected by the emotional intelligence (EI) of a family-based CEO and top-management team (TMT), in addition to the CEO's transformational leadership (TFL) and TMT's behavioral integration. Survey measures were taken from a random sample of 72 CEOs of German family firms and 245 members of their TMTs. We found that TMT behavioral integration mediates between CEO TFL and objective firm performance while CEO EI is significantly related to both CEO TFL and TMT EI. Implications are discussed for future research thereby suggesting an extension to upper-echelon theory.  相似文献

Research on leadership in economics has developed in parallel to the literature in management and psychology and links between the fields have been sparse. Whereas modern leadership scholars mostly focus on transformational and related leadership styles, economists have mainly emphasized the role of contracts, control rights, and incentives. We argue that both fields could profit from enriching their approach with insights from the other field. We review and synthesize the economics literature on leadership in organizations and discuss how leadership scholars in management and psychology can benefit from the detailed understanding of transactional methods that economists have developed. We link the contributions in economics to a broad set of topics including the foundations of leadership, leader emergence, and leader effectiveness. At the same time, we also point out limitations of the economic approach and outline how the integration of leadership research and economics would broaden the scope of future studies.  相似文献

Human resource development (HRD) is key to organizational success. With some HRD roles devolving to leaders in recent years, a gap in understanding is now evident in how leaders’ leadership styles shape development-oriented behaviours that may effectively assist them in fulfilling their HRD roles, and the corresponding effects that this has on employee work engagement and turnover intention. This study compared the effects of transformational and transactional leadership styles on employee attitudes (i.e. work engagement and turnover intention) through leaders’ behaviours (i.e. supervisory coaching and performance feedback). This study used a multilevel approach (i.e. matching leaders to multiple subordinates) with 500 employees, nested in 65 workgroups from private organizations in Malaysia. As hypothesized, we found a link between transformational (but not transactional) leadership and higher levels of supervisory coaching and performance feedback, and that these job resources mediate the relationship between transformational leadership and work engagement. Furthermore, we found that work engagement mediates the relationships of both supervisory coaching and performance feedback to turnover intention. Overall, the study results reveal one way in which Asian leaders can effectively facilitate some aspects of HRD through development-focused behaviours which serve as job resources to boost work engagement and reduce turnover intention.  相似文献

This study examines the extent to which a leader's behaviour (i.e. transactional and transformational styles) and aspects of an organization's structure (i.e. centralization, formalization dimensions) directly and/or indirectly relate to elements of work alienation (i.e. powerlessness, meaninglessness, self estrangement). The study utilized structural equation modeling techniques to estimate the goodness of fit of a leadership–organizational structure–work alienation model based on the responses of personnel in a major US eastern seaboard fire department (a bureaucratic, quasi–military type organization) ( n = 326). Goodness of fit statistics indicate good fit to the observed data. Results show that transformational leadership was associated with lower work alienation, whereas transactional leadership was associated with higher work alienation. Organizational structure was not significantly predictive of work alienation, but was negatively associated with transformational leadership and positively associated with transactional leadership. The significant indirect effects between organizational structure and work alienation, and between organizational structure and transformational leadership, provide further evidence that the leadership style of the organization has a more significant impact on feelings of work alienation than antecedent conditions such as organization rigidity. The study argues that managers as well as leaders need to question bureaucratic orientations to work and manager Ðemployee relations by rethinking their value orientations and adapting new models that encourage individual fulfilment, learning and personal development.  相似文献

This study investigates the effects of intelligence, personality traits and emotional intelligence on transformational leadership and the effective performance of leaders in the organizational context. Data were collected from 134 midlevel managers from a large Brazilian company that operates in the energy sector. Our findings suggest that leadership effectiveness, as measured by the achievement of organizational outcomes, is a direct function of a leader's transformational behaviors, and is an indirect function of individual differences (experience, intelligence and conscientiousness) that work through transformational behaviors. A negative effect of neuroticism on leadership effectiveness was also observed. In addition, while emotional intelligence seemed to be statistically related to transformational leadership if considered in isolation, when ability and personality were controlled for, the effect became non-significant. We discuss implications for theory, research and practice.  相似文献
