晋升机会在我国销售员工离职倾向决定中的调节效应   总被引:5,自引:1,他引:4  
用我国销售企业员工样本,通过逐级回归方法,在分析了员工离职倾向的主要结构化变量和环境变量的解释能力的基础上,检验了晋升机会在员工离职倾向决定过程中的调节效应.主要结论包括①结构化变量中的工作自主性、程序公平、角色冲突、报酬满意感和上级支持,与环境变量其他工作机会对员工的离职倾向具有显著的解释能力;②晋升机会对员工离职倾向具有独立的解释能力;③晋升机会通过工作自主性、分配公平和上级支持在员工离职倾向决定模型中具有显著的调节作用.为员工离职倾向的权变主义观点提供了有力的证据.最后讨论了研究结果的管理学含义.  相似文献

本文用逐级回归方法在分析了员工工作满意度的各维度对员工离职倾向的解释能力,检验了员工个性特征在离职倾向决定过程中的调节效应。主要结论包括:第一,员工工作的满意度对离职倾向具有显著的解释能力。第二,员工内外控取向的个性特征与员工工作的满意度及其各维度变量的交互作用对离职倾向具有调节作用。其中,物质回报.工作制度相关与员工内外控属性的交互作用对离职倾向的影响最为显著。  相似文献

从中国80后独生子女员工的角度入手,分析了步入职场的80后独生子女与非独生子女的行为态度差异以及他们分别在个人-工作匹配、工作满意度与员工离职倾向关系间的调节作用。研究表明,80后独生子女的受教育程度、税前收入较非独生子女更高,但离职倾向也更为明显。80后独生子女强化了个人-工作匹配与员工离职倾向、工作满意度与员工离职倾向间的负向影响。  相似文献

员工频繁离职已成为影响组织稳定性和核心竞争力的关键因素。尽管已有研究表明,变革型领导对员工离职倾向存在负向影响,但其中具体作用机制并未得到充分阐释。以新生代员工为研究对象,构建变革型领导对新生代员工离职倾向影响的中介模型。通过对302名新生代员工有效样本的实证分析,结果表明:变革型领导对新生代员工离职倾向有显著负向影响,心理授权在变革型领导与新生代员工离职倾向间起部分中介作用。其中,变革型领导通过提高新生代员工对工作意义、工作自主性和工作影响力的感知,降低其离职倾向,而自我效能感在两者间不具备中介作用。  相似文献

将HOFSTEDE提出的国家文化理论运用到人力资源管理中进行实证检验,对中国和澳大利亚两国企业员工的离职和激励行为背后的文化影响进行了分析研究。研究分析显示,相比澳大利亚企业员工,中国企业员工的离职倾向较低;可选择工作机会的主观感知对中国企业员工离职倾向的影响较小;中国企业员工认为职业发展是较重要的激励因素,而澳大利亚企业员工认为工作本身是较为重要的激励因素。研究结果表明,国家文化理论提出的5个文化差异维度中的"权利距离"、"不确定性规避"和"长期取向",在中澳两国企业员工的离职和激励问题上基本得到印证。  相似文献

通过对928名被试的调查,探讨了员工对上级和组织的信任对其工作态度(包括工作满意度、组织承诺和离职倾向)的影响。结果表明,员工对直接上级和对组织的信任对员工的组织承诺和工作满意度有积极的影响,而对员工的离职倾向有负的影响,并且员工对组织信任对组织承诺和工作满意度的影响通过员工对上级的信任部分中介。而员工对组织信任对离职倾向的影响通过员工对组织的信任完全中介。该研究结果进一步充实了中国背景下员工组织内信任的理论研究。  相似文献

以中国某国有银行支行222名员工为样本,应用结构方程模型和分步骤多元回归等统计分析方法,研究雇佣契约对员工心理契约破坏反应的影响,即心理契约破坏与员工工作态度(工作满意度和离职倾向)间关系中雇佣契约(雇佣契约类型和持续承诺)具有的调节作用.实证结果表明,企业心理契约破坏与员工工作满意度负相关,与离职倾向正相关;雇佣契约类型调节心理契约破坏与员工工作满意度间关系,即与长期雇员相比,短期雇员工作满意度水平的变化程度更大,雇佣契约类型对心理契约破坏与离职倾向间关系不具有调节作用;持续承诺弱化了心理契约破坏与工作满意度、离职倾向间的关系,即与持续承诺低的员工相比,持续承诺高的员工对心理契约破坏的反应更为平和.  相似文献

本文构建了职业成长对离职倾向的关系模型,实证分析了职业成长对离职倾向的作用机理。识别了职业成长与离职倾向关系中的两个重要调节变量,即职业承诺和感知机会。通过对九个城市961名企业员工的调查,采用回归分析处理数据,研究结果表明:职业成长对离职倾向具有很好的预测作用,职业成长四个因素对离职倾向均存在显著的影响;职业目标进展与职业能力发展交互作用于离职倾向;职业承诺越高的员工,他们对自身的职业能力发展、晋升速度越加关注,更可能会因为职业能力发展受限和晋升速度缓慢而产生高的离职倾向;随着员工感知机会的增加,职业成长对离职倾向的预测作用逐渐增强。  相似文献

本研究聚焦于探析辱虐管理对员工离职倾向的影响机制,重点验证了员工信任和传统性在其中所起的中介与调节作用。以北京市6家中等规模的电子制造企业中273名员工为研究对象,研究显示:辱虐管理负向影响员工信任,进而正向影响员工离职倾向;员工传统性调节了辱虐管理和员工信任、员工信任和离职倾向之间的关系,员工的高传统性程度不仅可以弱化主管辱虐管理对员工信任的负向影响,还可以强化员工信任对离职倾向的负向影响。  相似文献

以30家企业涉及行政、财务、研发等岗位的301名员工为研究对象,探讨了上下级关系在组织政治知觉对离职倾向影响过程中的有中介的调节效应.研究结果表明:在组织政治知觉对离职倾向的影响机制中,工作满意度起到中介作用,上下级关系对这种影响机制产生被中介的调节效应,即上下级关系质量越高,工作满意度在组织政治知觉与离职倾向之间所起的中介作用越弱.  相似文献

Despite extensive examination of predictors for turnover and turnover intention, most studies have focused on attitudinal and behavioural aspects of individual employees. Based on a study of knowledge workers in a Korean conglomerate, we investigated the effects of personal (i.e. core self-evaluations and proactive personality) and contextual factors (i.e. perceived organizational support, developmental feedback, and job complexity) on turnover intention. There were modestly negative but significant correlations between the contextual factors and turnover intention. In addition, core self-evaluations were found to be negatively related to turnover intention. Managers and human resource development professionals could play a pivotal role in retention of these knowledge workers by building better practices related to organizational culture, providing job redesign, and engaging in other employee developmental practices such as coaching.  相似文献

Human resource development (HRD) is key to organizational success. With some HRD roles devolving to leaders in recent years, a gap in understanding is now evident in how leaders’ leadership styles shape development-oriented behaviours that may effectively assist them in fulfilling their HRD roles, and the corresponding effects that this has on employee work engagement and turnover intention. This study compared the effects of transformational and transactional leadership styles on employee attitudes (i.e. work engagement and turnover intention) through leaders’ behaviours (i.e. supervisory coaching and performance feedback). This study used a multilevel approach (i.e. matching leaders to multiple subordinates) with 500 employees, nested in 65 workgroups from private organizations in Malaysia. As hypothesized, we found a link between transformational (but not transactional) leadership and higher levels of supervisory coaching and performance feedback, and that these job resources mediate the relationship between transformational leadership and work engagement. Furthermore, we found that work engagement mediates the relationships of both supervisory coaching and performance feedback to turnover intention. Overall, the study results reveal one way in which Asian leaders can effectively facilitate some aspects of HRD through development-focused behaviours which serve as job resources to boost work engagement and reduce turnover intention.  相似文献

通过对中国联通安徽分公司131名雇员进行实证分析,考察了个人属性、内外控型人格特质、组织承诺与雇员离职意图的关系。结果发现组织承诺、内外控人格特质对离职意图有显著影响,个人属性中除婚否外,其他属性对离职意图也有显著影响。推测组织承诺将极有可能是个人属性与离职意图间的中介变量,并且对内外控人格特质与离职意图之间的关系具有调节作用。  相似文献

基于复合时空背景下28家企业的495名新生代员工和438名非新生代员工的调查问卷,考察新生代员工的期望差距对其离职意向的影响机制、职业承诺的中介作用以及环境自由的跨层调节作用,并运用多层次线性模型对跨层数据进行统计分析。研究结果表明:期望差距是“80后”和“90后”新生代员工离职意向的重要前因变量;职业承诺在“90后”新生代员工的期望差距与其离职意向之间起着部分中介作用,但是在“80后”新生代员工期望差距(现实工作与自我工作)与离职意向之间的中介作用不明显;组织环境自由对“90后”新生代员工的期望差距与离职意向的关系之间起到负向跨层调节作用,但在“80后”新生代员工的期望差距与离职意向的关系之间没有起到负向调节作用。  相似文献

This study examined the relationship between change interventions and employee turnover intention to see if change interventions lead to increased employee turnover intention. Moreover, the mediating role of employee stress was tested. Data were collected from 162 respondents working at various administrative positions in a large public organization. The results indicate that employee turnover intention is positively correlated to human process, techno structural, human resources, and strategic interventions. Abstract

The digital technologies such as Internet play a crucial role in the management of operations of organisations in both public and private sectors. Such technologies support the implementation of effective digital business strategies. By reviewing the extant literature, this paper aims to identify factors that influence the intention to use digital technologies in order to develop a theoretical model which is then tested empirically using the PLS-SEM approach. While many studies have focused solely on the importance of social influence, perceived usefulness, perceived ease of use, awareness, perceived trust in technology, perceived trust in government, perceived cost and perceived risk, this article brings them together to explain their linkage, and quantifies the relationship. This study is the first empirical attempt to explore the factors influence e-government services adoption in the UAE. Most specifically, this article emphasises the role of social influence, perceived ease to use and perceived trust in technology as the important determinants of the intention to digital technology adoption. The paper expands the traditional discussion by incorporating six variables in a model that acts as facilitator or barrier in the intention to use digital technologies. This article helps practitioners to understand of which factors should be given emphasis in enhancing the intention to use digital technologies. The model developed in this paper is not only a response to the need to understand what causes the variation in the intention to use digital technologies from the operation management perspective, it is also a response to practitioner needs to use an appropriate construct to ensure the effective operation and use of the digital technologies in e-government services. The paper will help to identify the key issues surrounding the digital technologies adoption that may lead the successful operations of e-government.  相似文献

This study develops a research model that elaborates how responsible leadership and ethical conflict influence employees from the perspectives of role theory and attachment theory. Its empirical results reveal that turnover intention indirectly relates to ethical conflict and responsible leadership via the mediating mechanisms of organizational identification and organizational uncertainty. At the same time, helping intention indirectly relates to ethical conflict and responsible leadership only through organizational identification. Finally, the managerial implications for international business and research limitations based on the empirical results are discussed.  相似文献

Drawing on social exchange theory, the present study investigates the underlying mechanisms through which transformational leadership influences employee turnover. Leader–member exchange (LMX) and affective commitment (AC) are proposed as supervisor-based and organization-based social exchange mechanisms respectively, exemplifying how social exchange processes occur between an employee and his/her supervisor, and between the employee and his/her organization as a whole to underpin the effect of transformational leadership on turnover outcomes. Results of structural equation modeling on a sample of 490 full-time employees working in a large telecommunication company in the PRC provided support for the notion that transformational leadership is related to both social exchange mechanisms – LMX and AC – turnover intention and turnover behavior. Furthermore, the results revealed that AC rather than LMX mediated the link between transformational leadership and turnover intention. Turnover intention also only mediated the relationship between AC and turnover behavior over time.  相似文献

Drawing upon the social cognitive theory and social identity theory, this study hypothesizes that ethical efficacy and perceived workplace incivility affect turnover intention via the full mediation of emotional exhaustion. At the same time, organizational identification is a moderator in the development of turnover intention. A field survey on 512 employees from high-tech and banking industries was conducted for empirical testing. Test results using structural equation modeling and hierarchical regression analyses reveal that emotional exhaustion fully mediates the relationship between workplace incivility and turnover intention, as well as between ethical efficacy and turnover intention. Organizational identification positively moderates the effect of workplace incivility on emotional exhaustion. Theoretical and practical implications are discussed based on the empirical findings.
