This article argues that multinational corporations may provide critical relief routes for women workers' progress in managerial careers in national contexts where their career paths with domestic employers remain blocked by traditional and institutional practices. It illustrates this possibility through a study of two women managers at the local head office of a foreign‐owned multinational retailer in Japan and their career trajectories. The alternative career paths through foreign employers are not without their contingencies and constraints, and the article identifies the limitations of the transformative potential foreign employers could have in the larger realm of women's managerial employment in a restrictive context such as Japan. Noting that globalization incorporates different groups of workers into the global economy with different costs and rewards, the article concludes by calling for a more nuanced understanding of women's employment with multinationals and for further research that remains cognizant of the multiplicity of experiences in different contexts.  相似文献

Law continues to be an attractive career path for women. Yet evidence shows that women's careers in law stagnate with proportionally small numbers of women progressing up the hierarchy from law graduate to partner. In this study we investigated how gendering and class processes impact on women's career progression. A major contribution is that we explored the heterogeneous views held by women below and above the partnership line, in Auckland's top law firms. Drawing on Acker's gendering processes (1990, 2006a) plus the accumulation of appropriate capitals needed to progress, we analysed 52 interview accounts. The women lawyers themselves were divided on how gendering and class processes impact on their career progression. Women partners accepted the hierarchical employment model of law and were confident in their role and place. Women below the partner line, while frustrated by the personal and professional requirements for success, did not demonstrate agency for change. In concluding, we reflect on the potential for change in the profession.  相似文献

This paper reports on an exploratory study examining women's views about and experiences of retirement. It has long been recognized that women's careers often follow a different path than men's due to the differential impact of family and domestic responsibilities and their relative underrepresentation at higher levels of organizations. However, many studies of retirement have implicitly assumed a conventional male career as the norm, where retirement is seen as marking a neat ending to continuous employment. This paper aims to present a richer understanding of women's retirement, utilizing contextual national data and qualitative analysis. The paper begins with a brief summary of literature looking at women's career development. We then explore the concept of retirement and consider current literature with regard to women's retirement. Following a brief discussion of our research approach, we provide some national context using quantitative data. We then discuss the qualitative findings, examining the areas of continuity and change that women experienced in retirement and exploring the factors that they felt enabled and constrained them.  相似文献

From the earliest days women have had active roles in the commercial aviation industry. Yet most airlines' employment practices have led to narrow definitions of what constituted women's work. This study, as a part of a broader study on employment practices and the gendering of organizational culture, mirrors a similar study of British Airways by Mills (1994) and takes a rules approach, within a sensemaking framework (Helms Mills and Mills, 2000), to analyze the data. In this case, the first three 'junctures' in the history of Air Canada/TCA will be explored to show how women's work was understood and how women were represented during each of these periods. The use of corporate documents will support the notion that women were mostly thought of and portrayed as idealised, sexualised objects, which were considered dispensable. This narrow definition of women's roles has not only diminished the opportunities for career advancement but it has also minimized the importance of the work women in the airline industry have done.  相似文献

Abstract Women have been long absent from important white-collar positions in large Japanese organizations. Two approaches have been made to understand women's work experiences and career outcomes in these organizations, namely, the structuralist and the rational choice approaches. The underlying assumption of both approaches is that individual women's career orientations are basically fixed and larger factors outside the workplace play central roles to determine women's career outcomes. In order to understand women's work experiences and perspectives more realistically, however, we need to turn our attention to the workplace itself and to examine the mechanisms through which women are constantly marginalized, if inadvertently, in everyday interactions with others. Drawing on a developing perspective that focuses on the dynamic nature of women's career experiences. this paper, based on a case study, demonstrates a major way in which the influences of outside factors, specifically of women's attitude toward work, are in fact reinforced within the workplace. A major component of this mechanism is women's sense of uncertainty generated through their day-to-day work lives.  相似文献

Employment patterns are gender‐driven, yet analyses of women's employment have yet to explain this diversity across time. This article examines the variation in women's employment patterns across time and across countries. It focuses on the effects of individual differences in educational level, marital status and motherhood in The Netherlands, Germany and the UK across four birth cohorts for the period 1992–2002. The results from a quantitative study using panel data confirm the diversity in women's employment. At the same time, cross‐country variation is evident. While the results of this study confirm the diversity evident in women's employment patterns, they also attempt to explain the nature of this diversity. The analyses presented in this article demonstrate that the diversity in women's employment is persistent, yet dynamic. Furthermore, the diversity in employment is clearly marked by the division between parental and non‐parental employment, which has important implications for our theoretical understanding of women's employment.  相似文献

Improved health care and increased life expectancy have extended working lives and changed the nature of work for many women. The aim of this research is to explore women's kaleidoscope career intentions of authenticity, balance and challenge, and understand the impact of life roles on their career choices. The research comprises two studies. In Study 1, interviews with 14 female hospital pharmacists demonstrate how their desire to increase non‐work life roles while caring for ageing parents has influence over their career choices. In Study 2, a survey of 178 female direct care workers confirms life roles’ impact on their kaleidoscope career intentions. Findings demonstrate that different life roles strongly influence women's career choices in a number of ways, primarily their desire to increase their leisure and engagement with activities outside work. In later life, carer responsibilities play an influential role in female career choices, particularly those related to eldercare. Finally, kaleidoscope career intentions may be influenced by life roles. These findings have considerable implications for both the expansion of careers and gender theory, and development of public and business policies aimed at attracting and retaining human resources.  相似文献

Advances in reproductive technologies are altering women's experience of maternity and childbirth. They increase medical intervention while decreasing women's options and control over maternity. Although presented as increasing individual choices for women, their potential is to restrict choices for women as a group. The Baby M case illustrates that women's experience of maternity is belittled even in the least technologically dependent arrangement of surrogacy. These technologies deflect pressures for social reforms by promising technological fixes for reproductive difficulties. Often these problems have social causes. Women delay motherhood and increase reproductive risks, for example. to conform to male career timetables. Reforming employment policies is blunted, though, by the technological turn. These technologies should not be allowed to deflect the women's movement from pressuring for social change.  相似文献

In recent years the need to apply gender equality principles to all sectors of Turkish society has been widely acknowledged and has become an increasingly important issue because of the modernization and recent Europeanization project of Turkey. However, even as this has been acknowledged, attempts to apply gender equality in employment in sports organizations have been mostly ignored. This article reports on the attitudes towards women's work roles and women managers of 83 women and 138 men who work in the General Directorate of Youth and Sport (GDYS) which is the biggest national governing body for sport in Turkey. The findings of this study indicate that both female and male workers in the GDYS scored lower on their attitudes towards women's work roles and held more negative attitudes towards women managers. Although male workers scored higher on attitudes towards women's work roles than female workers they held more negative attitudes towards women managers. In addition, femininity scores were found to be the only predictor of attitudes towards women's career advancement. Finally, we discussed these findings regarding previous studies and the sociocultural context of Turkey.  相似文献

In Bangladesh the disparity between male and female representation in public administration is wide. Fewer women are employed in the civil service and they figure prominently in jobs set aside for them, while executive positions are generally occupied by men. Both systemic and subjective discrimination have created obstacles for women's access to public employment. They have to surmount enormous difficulties, first to gain entry into the civil service by thwarting social and cultural barriers and competing against well‐prepared and favoured male contestants, and then fight against a variety of odds to climb up the career ladder. Public personnel management is dominated by men whose perceptions and attitudes influence the development of personnel policies with a clear male bias. This has led to women's persistent discrimination in recruitment, placement, advancement, mobility and training. Women quotas are capriciously administered and subjective discrimination serves as a barrier in their career path. The promotion system is heavily inclined towards subjectivity and generally works against them. Most women come with high expectations and are committed to and always enthusiastic about their work and keen to advance their career, but circumstances work against them.  相似文献

This study aims to uncover some of the reasons for differences in attitudes towards family‐friendly and equal opportunities (EO) policies for women between senior and junior staff and between male and female staff. This in‐depth case study of a multi‐national corporation in Hong Kong that included a survey questionnaire, interviews and participant observation suggests four categories of female employees according to their approach to EO: advocators, supporters, outsiders and rejecters. The approach adopted was dependent on the woman's level of empathy towards the situation of working women and the extent of her career ambition. Four categories of male employees can also be classified depending on their level of empathy towards women's situation (similar to women's case) and their extent of career satisfaction (in contrast to women's career ambition), namely, antagonists, outsiders, fence‐sitters and sympathizers. Women at higher levels were less supportive of EO than women at lower levels. No such clear relationship between organizational level and attitudes towards EO was observed among men. In Hong Kong, female managers had little expectation that their organization would be family‐friendly and women workers who consciously chose to balance work and family accepted that it meant fewer promotional chances. No such self‐adjusted depressed ambition was observed among men.  相似文献

Since the early 1990s the Polish economy has, in the move towards a market economy, undergone substantial economic reforms which resulted initially in a severe recession and notably in widespread unemployment. In a country where women have traditionally played a major role in the workforce it is pertinent to ask how their role has been affected during the early years of transition to a market economy, what factors explain this, and what their employment prospects are likely to be in a free market economy. After sketching the key features of women's employment in Poland pre-transition the article then addresses these questions using data drawn mainly from the Labour Force Surveys of 1992 and 1994. It finds that women's labour market position has been changing and in 1994 could be said to be mixed: while on the one hand it seems to be deteriorating (rising rates of inactivity and unemployment, the feminization of part-time work), on the other women seem to have been relatively protected from the worst effects of marketization and are in a better position than men according to some unemployment indicators. Prospects for women's employment under a free market economy also appear to be mixed, with much depending on whether the Polish government introduces a framework of national measures to support and encourage women who enter into paid employment.  相似文献

Research has shown that having children reduces women's employment; yet how this effect differs for racial minorities has received less attention. Using random effects models and data from the National Longitudinal Survey of Youth (N = 4,526), this study investigates the association between motherhood and employment among Whites, Hispanics, and Blacks over women's entire reproductive span. Results indicate that having children reduces labor force participation primarily by deterring full‐time employment. This effect is stronger and lasts longer among Whites, smaller and shorter among Hispanics, and brief among Blacks. Motherhood reduces part‐time employment for young mothers, but temporarily increases it for older mothers. Early childbearing partly explains Black and Hispanic women's low employment rates at young ages; interestingly, the evidence indicates that their employment prospects would benefit the most from delaying childbearing. This study highlights the relevance of intersectionality and the life course perspective for investigating inequality in the labor market.  相似文献

Research on women's employment and parenthood frequently focuses on the correlates and consequences of decisions at a particular time, such as a birth. This article applies a group‐based trajectory method to examine women's employment trajectories across the period of early parenthood using the National Longitudinal Survey of Youth 1979 (N= 2,093). We find that throughout early parenthood, women exhibit significant movement into and out of the labor force. Factors that typically predict women's employment status, such as age at first birth and education, are also good predictors of women's employment patterns. We discuss the implications of these findings for future research, particularly on the use of a static measure of women's or couples’ employment status.  相似文献

Organizations place context‐specific appearance demands on women — demands that often echo wider inequalities, require adaptation of self‐presentation and impact on women's careers. Despite this, the effect of life and career stage transition on women's self‐presentation and embodied identities remains largely unexplored. Drawing on a qualitative study of young British women's body modification, this article examines what impact transitioning from education into the world of work has on women's self‐presentation and body modification regimes and their embodied identities. Body modification here refers to all methods women use to alter their physical body and appearance (e.g., invasive or non‐invasive; self‐administered or other‐administered; permanent or temporary), provided the intention of their use is primarily to alter the user's physical appearance. Expectations of transition, the impact of entering the workplace and of career establishment are considered as well as the significance of career stage and vulnerability for resistance and negotiation of organizational expectations. Transition of life stage is found to be a catalyst for self‐presentation change. The transition from education to work is identified as having a significant impact on body modification practices across workplaces.  相似文献

Using data from a national survey of 501 Arab American women, this study examines the extent to which family behavior mediates the influence of religion on women's labor force activity. Prior research on families has largely overlooked the role of religion in influencing women's labor force decisions, particularly at different stages of the life cycle. The analysis begins to address this gap by examining whether religious affiliation and religiosity have direct relationships to women's work behaviors, or whether they primarily operate through family behaviors at different phases of the life course. The results show that religiosity exerts a negative influence on women's labor force participation, but only when children are present in the home. Among women with no children, religiosity has no effect on employment.  相似文献

The attitudes of male ministers in an Eastern state are examined with respect to attitudes toward the proper roles of women, legalized abortion, and the proposed Human Life Amendment to the Constitution. Doctrinal orthodoxy is found to be the strongest predictor of attitudes toward abortion and the Human Life Amendment. However, having an employed wife has borth direct and indirect effects on these attitudes, affecting abortion attitudes in a "pro-choice" direction. Importantly, the wife's employment status is exogenous to the model, as such employment outside the home is not predicted by any religious variable.  相似文献

Despite increased access to education, women's conspicuous absence from the labour market in Egypt, and the Arab world in general, has been a key issue. Building on the stock of evidence on women's employment, this study provides a qualitative analysis of the torrent of challenges that educated married and unmarried women face as they venture into the labour market in Egypt. Single women highlight constrained opportunities due to job scarcity and compromised job quality. Issues of low pay, long hours, informality and workplace suitability to gender propriety norms come to the fore in the interview data. Among married working women, the conditions of the work domain are compounded by challenges of time deprivation and weak family and social support. The article highlights women's calculated and aptly negotiated decisions to work or opt out of the labour market in the face of such challenges. The analysis takes issue with the culturalist view that reduces women's employment decisions to ideology. It brings to the context of Arab countries three global arguments pertaining to the inseparability of work and family for women; the role of social policies and labour market conditions in defining women's employment decisions; and the potential disconnect between employment and empowerment. By looking at women as jobseekers and workers, the analysis particularly highlights the intersectionality of different forms of inequality in defining employment opportunities.  相似文献
