已有研究重点关注了领导在组织学习过程中所发挥的支持性作用,忽视了领导个人学习对组织学习成效的直接影响。为了明确领导个人学习对组织学习成效影响的内在机制,本研究提出领导可以根据组织学习情境特征,采取与之相适应的探索式学习或利用式学习,调整组织内部的纵向知识流动和横向知识流动,从而在领导个人层面实现两种学习方式的双元平衡,在组织整体层面提高组织学习成效。基于智能体的计算机仿真实验表明,当组织处于弱学习情境时,领导应采取探索式学习应对与下属之间的纵向知识流动,采取利用式学习应对与其他领导之间的横向知识流动;当组织处于强学习情境时,无论是与下属之间的纵向知识流动,还是与其他领导之间的横向知识流动,领导均应采取探索式学习,这样才有助于提高组织整体的学习成效。 相似文献

This paper analyses Top Management Team (TMT) composition diversity as an antecedent of firm performance in accordance with a recent paradigm based on Complexity Theory. Research into TMT diversity is commonly seen as a double-edged sword because inconclusive results have been achieved in prior studies. This controversy has reinforced the call to employ a more appropriate methodology by moving beyond the reliance on multiple regression analysis and towards the use of fuzzy-set qualitative comparative analysis. The study provides various TMT diversity configurations that lead to high performance. The study therefore contributes towards the TMT diversity literature by utilising asymmetric testing to advance in the understanding of the diversity of TMT attributes as an antecedent of high firm outcome. The paradigm currently facing TMT internal complexity is doubly relevant for managers, to ascertain the best TMT diversity compositions to achieve the best strategic goal and thereby the highest firm outcome, and for new research avenues in the demographic literature, to obtain richer insights from TMT data, which might provide additional information on the complex relations established within these TMTs. 相似文献

In the current, increasingly dynamic environment, more attention is being devoted to ambidexterity (both explorative and exploitative learning), as it is beneficial to organizational functioning. Despite an abundance of research on organizational ambidexterity, there is a paucity of research examining team-level ambidexterity. In a cross-level empirical study, we examine a leader's dialectical thinking as an antecedent of team-level ambidexterity. We also incorporate collective team identification as a moderator in the study. Our findings support that a leader's dialectical thinking can help facilitate team ambidexterity that, in turn, improves employee performance. Those teams whose members have strong team identification and whose leader is high in dialectical thinking will reap the most benefit from team ambidexterity. 相似文献

Time is a scarce resource, especially at the apex of firms. CEOs’ time management became a hot topic in recent academic and practice-oriented literature, which stressed the fact that CEOs are usually stuck in meetings. In this paper, I advance the nascent literature on the CEOs’ time management by focusing on the time the CEOs spend in meetings and on their choice of scheduling group meetings instead of bilateral meetings. Doing so, I study the relation of the CEOs’ time management with their top management team’s (TMT’s) size and gender diversity. Empirical analyses over a sample of 170 CEOs revealed a positive and significant relation between the size of the TMT and the time the CEOs spend in meetings with the top executives belonging to the TMT, while no significant relation emerged between the TMT’s gender diversity and the CEOs’ time in meetings. Conversely, while the TMT’s size does not significantly relate to the amount of time the CEOs spend in group meetings, a U-shaped relation emerged with the TMT’s gender diversity: the time spent in group meetings is higher when the TMT is homogeneous in gender, while CEOs prefer bilateral meetings when the TMT is heterogeneous. 相似文献

This article focuses on public organizations to contribute to research on knowledge management processes, a field that until recently has focused primarily on private entities. Specifically, we analyse the mediating role of knowledge transfer and knowledge absorption in the relationship between the internal networking created in university research groups and innovation ambidexterity. Based on six hypotheses, the conceptual model is tested through a structural equations model with mediation effects. The data analysed come from 249 directors of Spanish public university research groups. The results show that the internal networking formed in university research groups has a positive and significant relationship to knowledge transfer and knowledge absorption, but we obtain different results for the relationship between knowledge transfer and knowledge absorption in the presence of innovation ambidexterity. Only knowledge absorption has a positive and significant influence on innovation ambidexterity. The most interesting results involve the mediating role of knowledge absorption in the relationship between internal networking and innovation ambidexterity. These results support the conclusion that directors of university research groups should promote development of knowledge absorption processes in order to stimulate innovation ambidexterity and thus to achieve ambidextrous innovative performance. 相似文献

新创企业的成败很大程度上取决于战略决策绩效,具有决策权力的高管团队在创业情境下的认知和行为过程对战略决策绩效具有重要影响。本文结合创业研究和高管团队研究的现有成果,以122家新创企业为研究对象,从内部团队过程和外部团队过程两个维度考察高管团队的团队过程对战略决策绩效的影响,并从认知的视角分析新创企业高管团队认知需要和认知能力对团队过程与决策绩效关系的调节作用。研究结果表明,新创企业高管团队的内部团队过程和外部团队过程与决策的质量和满意度均有显著的正相关关系,且认知需要和认知能力对这种关系具有调节作用,在认知需要和认知能力较高的情况下,内、外部团队过程对决策质量和满意度的正向影响更强。 相似文献

Little is known about how top management teams (TMTs) make balanced strategic decisions (exploration and exploitation) and spearhead organizational ambidexterity. To address the theoretical call to explore how TMTs can help create ambidexterity, we propose a theoretical model where TMT behavioral integration cultivates behavioral complexity in a TMT that can build organizational ambidexterity. Further, we argue that the relationship between TMT behavioral complexity and organizational ambidexterity is moderated by contextual ambidexterity. Drawing on research in the areas of leadership, TMT, organizational context and ambidexterity, we explore implications for future research. 相似文献

It is empirically founded and tested that top management team group processes facilitate ambidexterity, whereas the role of top managers' cognition has remained empirically largely neglected. This study contributes to the literature of top managers' cognition by theoretically developing the relationship between cognitive frames and organisational ambidexterity, and the mediating process of cognitive differentiation and integration. The study empirically tests the proposed model in cross-sectional design by employing a sample of 101 top managers, using partial least squares structural equation modelling.The study shows that top managers' paradoxical frames encourage the engagement in cognitive differentiation and integration, whereas top managers' paradoxical frames are not significantly related to organisational ambidexterity. Solely appreciating exploitation and exploration does not foster ambidexterity, but is an antecedent for top managers' cognitive differentiation and integration. Top managers' cognitive differentiation and integration mediate the relationship between top managers' paradoxical frames and organisational ambidexterity. Additionally, top managers' cognitive integration moderates the effect between top managers' cognitive differentiation and organisational ambidexterity, which stresses the pivotal role of top managers' cognitive integration. 相似文献

An evolutionary perspective on CEO-board relations suggests that CEO objectives and interests change over time, and that board roles should shift accordingly, from CEO leadership development during the early stages of CEO time in office toward monitoring during the latest stages. This study examines how two board characteristics, board leadership structure and board diversity, shape innovation investment among Italian firms. Empirical results support the hypothesized effects, suggesting that the board’s effects are contingent upon CEO time in office. 相似文献

How do CEOs react to attainment discrepancies in their organizations' performance? Scholars have generally argued that (only) when performance falls below a certain aspiration level do CEOs intend to change the organization's strategy. However, empirical evidence on this issue is ambiguous and inconclusive. We address this puzzle directly by studying how CEOs' cognitive interpretations of performance (their satisfaction with the firm's performance) affect the magnitude of intended strategic changes, and we explore the moderating effect of the context (performance compared to the industry) on this relationship. Using a sample of medium-sized organizations, we find that CEOs' satisfaction with performance is negatively related to intended strategic changes, as expected, but only in contexts of poor performance compared to the industry. The negative relationship becomes less pronounced when performance compared to the industry reaches a certain threshold and even appears to reverse when the latter is extremely high. Moreover, exploratory post hoc analyses tentatively suggest the existence of two alternative intended change trajectories: contractive as a reaction to dissatisfaction and poor performance, and expansive as a response to satisfaction and high performance. These findings help to contextualize the effects of attainment discrepancies in light of conventional performance feedback theory and alternative theoretical perspectives. 相似文献

In this paper, we aim to bridge the micro-macro divide by addressing continued calls from strategic leadership and affect researchers to examine the black box to consider how CEO characteristics relate to top management team (TMT) affective experiences, and, in turn firm outcomes. We further consider the role of one key contextual factor in this relationship: TMT heterogeneity. We predict that CEO personality, specifically, emotional stability, is positively associated with TMT affective tone. Moreover, we posit that the relationship between TMT affective tone and firm performance depends on TMT task-related heterogeneity, such that positive affective tone benefits firm performance in heterogeneous TMTs, whereas negative affective tone benefits firm performance in homogeneous TMTs. Using a novel methodology that measures key psychological aspects of the CEO and TMT, we examined 50 TMTs from publicly-traded companies to test our predictions. Our findings offer theoretical contributions to the strategic leadership, affect and diversity literatures as well as managerial applications for CEO selection and management and managing diversity in upper echelons. 相似文献

At a time where firms encounter a “race for talent”, it is crucial for many MNCs to present themselves as attractive employers. Failing to position themselves in the international labor market can reduce firms' ability to acquire valuable international human capital, thereby generating disadvantageous organizational effects. Against this backdrop, drawing on signaling theory and employer branding literature, our paper aims to shed light on the association between nationality diversity in the executive suite and MNCs' employer attractiveness. Our lines of argument build on the notion that top management team composition can affect MNCs' efforts to promote diversity among their employees. This focus on diversity, in turn, can affect MNCs' employer attractiveness. Examining firms from various European countries, we find that top management team nationality diversity is positively associated with firms' employer attractiveness for foreign job seekers. We also show that a firm's efforts to promote diversity mediate the relationship between TMT nationality diversity and employer attractiveness. We therefore advance the academic debate on diversity as an employer branding tool and a means to enhance employer attractiveness. In practical terms, we also provide valuable insights for firms wishing to transform into (more) diverse entities. 相似文献

Using a sample of 26,029 firm-year observations over the period 2002–2017 from 4,479 firms and 44 countries, we examine the relationship between ownership concentration and corporate social responsibility by focusing on the mediating role of board gender diversity and the moderating role of family shareholding. We find that ownership concentration negatively affects corporate social responsibility, and the board gender diversity partially mediates this negative effect. Our results indicate that the mediating effect of board gender diversity leads to a 10.65 percent decrease in the impact of ownership concentration on corporate social responsibility. Furthermore, moderated path analysis indicates that family shareholding weakens the direct effect of ownership concentration on board gender diversity and its indirect effect on corporate social responsibility. In post hoc analysis, we also document that the effect of gender diversity on the board is more prevalent in high gender-egalitarian societies where women are more involved in decision-making. Our study addresses the strategic role of female board members in increasing firms’ respect for corporate social responsibility, especially in family-controlled firms. Thus, our results may provide insights to regulators and policymakers to enhance firms’ corporate social practices by encouraging women’s participation on corporate boards. 相似文献

Abstract Burnout patients often report deficits in cognitive control, and there is a need to understand the processes involved. Drawing on recent findings, we hypothesized that emotional exhaustion and task-related demands on executive control would interact in predicting performance in tasks requiring the updating and monitoring of working memory as well as the inhibition of prepotent (dominant or automatic) responses. In accordance with recent conceptualizations of burnout, we focused on emotional exhaustion as the core symptom of burnout. The sample comprised 81 employees recruited from nursing homes for elderly care in Germany, who participated in a laboratory study involving cognitive tasks. Based on a median split, participants were divided into two groups: those with high burnout and those with low burnout. In line with our hypotheses, the high exhaustion participants performed less well than those with low exhaustion only when tasks put high demands on their executive control. As predicted, high levels of emotional exhaustion were associated with more errors and longer reaction times when demands on executive control were high, whereas no performance differences were found when both tasks put low demands on executive control. Strategic human resource management theory suggests that diversity and equality management (DEM) systems provide a firm with a competitive advantage, leading to superior performance. This study proposes and tests a moderated mediation model focusing on antecedents (i.e. top management team gender diversity) and consequences (i.e. performance) of DEM systems in the context of lower through middle management (LTMM) gender diversity. The model was tested in 248 medium-to large-sized organizations using time-lagged survey and archival data. The findings provide full support for the hypothesis that a gender-diverse top management team is positively associated with DEM systems. The results provide partial support for the following hypotheses: DEM systems are positively associated with performance and this relationship is moderated by LTMM gender diversity; and DEM systems mediate the relationship between TMT gender diversity and performance. Research in shared mental models has immeasurably aided our understanding of effective teamwork and taskwork. However, little research has focused on the role that leaders play, if any, in influencing, developing and/or fostering shared mental models and thereby improving team performance. We developed an agent-based computational model based on McComb's theory of three-phase mental model development, where agents repeatedly share individual opinions (orientation phase), evaluate and respond to the opinions expressed by others (differentiation phase), and modify their understanding of the team based on the responses (integration phase). Leadership and team properties are represented in three experimental parameters: social network structure, heterogeneity of agents' domains of expertise, and level of their mutual interest. Participative leadership is represented by a fully connected network, while Leader–Member eXchange (LMX) is represented by a fully connected network of in-group members and several out-group members connected only to the leader. Our simulation results show that, in general, participative leadership promotes mental model convergence better than LMX. In the meantime, the team performance improvement is achieved by participative leadership only when members have both heterogeneous domains of expertise and strong mutual interest. In all other conditions, participative leadership causes the worst degradation of team performance through team development processes, while LMX is the best to minimize such team degradation. The implementation of strategic decisions is a complex and demanding process that requires an open and lateral communication of free-flowing information to make sense of and champion a firm's intended changes. For the process to be effective, middle managers need to operate within an environment that nurtures a pro-social mindset and helps to cope with stressors caused by the possibility of harm done by the intended changes to their vested interests. Drawing from the job demands-resources model, we argue that organisational politics represent an organisational demand, which may hinder the implementation of strategic decisions. To cope with this demand, implementers recruit organisational resources (i.e. trust in the top management team) that may moderate the negative effects of dysfunctional politics. To test our hypotheses, we drew on a sample of 228 middle managers from 114 private Greek firms with more than 100 employees across various industries. We found that when organisational politics were high during the implementation process, implementation success diminished. However, their negative impact was reduced when trust in the top management team was high. Conversely, when organisational politics were low, middle managers reported a higher implementation success regardless of how highly the top management team was trusted. Our study is the first to test the influence of organisational politics on the success of the implementation process from a middle manager's perspective. In addition, we show that implementation success can be viewed through a demands-resources lens, which provides a meaningful contribution to research on strategy implementation. 相似文献
