In social identity analyses of leadership the role of leader group prototypicality (the extent to which the leader is representative of the collective identity) in leadership effectiveness is emphasized. We extend this analysis by identifying role ambiguity as a situational influence that feeds into the desire to reduce uncertainty, as a moderator of the relationship between leader group prototypicality and indicators of leadership effectiveness (perceived effectiveness, job satisfaction and turnover intentions). Role ambiguity is proposed to lead people to turn to their group memberships, making leadership effectiveness more contingent on the extent to which leaders are group prototypical. Results of a survey of n=368 employees of four Italian companies supported this hypothesis. Role ambiguity and leader group prototypicality interacted in predicting perceived effectiveness, job satisfaction and turnover intentions, such that leader group prototypicality was more strongly related to leadership effectiveness for employees experiencing greater role ambiguity.  相似文献

Research into leadership effectiveness has largely overlooked the implications of the fact that leadership processes are enacted in the context of a shared group membership, where leaders, as group members, ask followers, as group members, to exert themselves on behalf of the collective. In contrast, the social identity model of organizational leadership, proposed here, emphasizes the characteristics of the leader as a group member, and the leader’s ability to speak to followers as group members. In salient groups with which group members identify, leadership effectiveness rests on the extent to which the leader is prototypical of the group (i.e. representative of the group’s identity) and engages in group-oriented behavior (i.e. behavior perceived to benefit the group). Explicating the added value of our model and going beyond contemporary approaches to leadership effectiveness, we discuss how our model extends, and may be integrated with, three major contemporary approaches to leadership effectiveness (charismatic leadership theories, Leader-Member Exchange theory, and leadership categorization theories). In addition, we outline how our model provides a viable framework to integrate future developments in research on leadership such as a growing attention to leader fairness and the role of emotions in leadership effectiveness.  相似文献

Leadership often serves as an explanatory category for performance outcomes (i.e., failure and success). This process can strengthen or weaken leadership effectiveness, because contingent on their performance leaders may gain or lose follower endorsement — the basis of leadership. Drawing on the social identity analysis of leadership, we hypothesized that leader group prototypicality and performance information interact to predict followers' perceptions of leadership effectiveness. Because group prototypical leaders are more trusted by their followers, we hypothesized that group prototypical leaders are evaluated as more effective after failure information than non-prototypical leaders. In contrast, we predicted that both prototypical and non-prototypical leaders should receive similar evaluations of leadership effectiveness after success. We found support for our predictions in a scenario experiment, a cross-sectional field study, and a laboratory experiment.  相似文献

Although nearly two decades of research have provided support for the social identity approach to leadership, most previous work has focused on leaders' identity prototypicality while neglecting the assessment of other equally important dimensions of social identity management. However, recent theoretical developments have argued that in order to mobilize and direct followers' energies, leaders need not only to ‘be one of us’ (identity prototypicality), but also to ‘do it for us’ (identity advancement), to ‘craft a sense of us’ (identity entrepreneurship), and to ‘embed a sense of us’ (identity impresarioship). In the present research we develop and validate an Identity Leadership Inventory (ILI) that assesses these dimensions in different contexts and with diverse samples from the US, China, and Belgium. Study 1 demonstrates that the scale has content validity such that the items meaningfully differentiate between the four dimensions. Studies 2, 3, and 4 provide evidence for the scale's construct validity (distinguishing between dimensions), discriminant validity (distinguishing identity leadership from authentic leadership, leaders' charisma, and perceived leader quality), and criterion validity (relating the ILI to key leadership outcomes). We conclude that by assessing multiple facets of leaders' social identity management the ILI has significant utility for both theory and practice.  相似文献

Social identity framing delineates a set of communication tactics that leaders may use to harness follower support for a vision of social change. An experimental design tested the effectiveness of three social identity framing communication tactics (inclusive language, similarity language, positive social identity language) on follower outcomes. Students (N = 246) completed dependent measures after reading one of eight possible leader speeches promoting renewable energy on campus. Results showed that participants exposed to inclusive language were more likely to: indicate that renewable energy was ingroup normative; intend to engage in collective action to bring renewable energy to campus; experience positive emotions and confidence about change; and to view the leader more positively. The combination of inclusive language and positive social identity increased ratings of leader charisma. Perceived leader prototypicality was related to followers' social identification, environmental values, ingroup injunctive norms, and self-stereotypes. Positive social identity language increased collective self-esteem. These results underline the important role of implicating social identity in leader communication that strives to mobilize follower support for social change.  相似文献

What makes followers act collectively when called upon by their leaders? To answer this question, participants were randomly allocated to leader–follower relationships embedded either in a partisan group or a workgroup context; and the relationship between identity leadership and collective action through ingroup identification (Study 1: N = 293) or both ingroup identification and group-efficacy (Study 2: N = 338) were assessed. Based on the model of identity leadership, we predicted and found that identity leadership was positively related with intentions for collective action when called upon by the leader, both via ingroup identification and belief in group efficacy. As predicted, the social identity process for the effectiveness of identity leadership was more important in partisan groups than in workgroups. The efficacy related process was group context invariant. These results have implications for our understanding of group processes involved in the leadership in collective action.  相似文献

Contemporary theories on leadership development emphasize the importance of having a leader identity in building leadership skills and functioning effectively as leaders. We build on this approach by unpacking the role leader identity plays in the leader emergence process. Taking the perspective that leadership is a dynamic social process between group members, we propose a social network-based process model whereby leader role identity predicts network centrality (i.e., betweenness and indegree), which then contributes to leader emergence. We test our model using a sample of 88 cadets participating in a leadership development training course. In support of our model, cadets who possess a stronger leader role identity at the beginning of the course were more likely to emerge as leaders. However this relationship was only mediated by one form of network centrality, indegree centrality, reflecting one's ability to build relationships within one's group. Implications for research and practice are discussed.  相似文献

We examine the effects of moral (vs. competent) leadership on followers' leader evaluations and endorsement. In Study 1 (N = 157), followers evaluated a leader more negatively and endorsed them less when they failed on morality than competence. An indirect effect from leader morality to leader evaluation, through perceived group prototypicality emerged, demonstrating the identity-basis of this evaluation. In Studies 2 (N = 150), 3 (N = 297), and 4 (N = 192) participants considered incongruous situations in which the leader failed on morality but succeed on competence, or vice-versa. Followers expressed more negative evaluations and less endorsement of an immoral but competent leader than of a moral but incompetent leader, through group prototypicality. In Study 4, we manipulated group prototypicality. A leader considered prototypical of the group received worse evaluations when they behaved immorally, irrespective of their competence. Results contribute to the understanding of leader-followers dynamics.  相似文献

The present research extends prior work by proposing that followers' social identification with a group can translate into their relational identification with leaders. Study 1 demonstrates experimentally that compared to low-identified followers, highly identified followers perceive themselves to share relational identity with a leader when that leader is representative of their ingroup (but not if that leader is representative of an outgroup). Followers' relational identification, in turn, influences not only their experience of a personal bond with the leader but also perceptions of leader charisma. Study 2 replicates these findings in the context of Presidential candidates in the 2012 US election and extends them by examining leader prototypicality as a further moderating factor. Findings suggest that followers' experience of a ‘special’ and ‘personal’ bond with leaders arises from their social bond within a group that binds them together and provides a framework for their mutual relationship.  相似文献

Identity leadership theorizing suggests that leadership effectiveness derives from a potential leader’s perceived ability to create, embody, promote, and embed a shared group identity. However, little is known about how people integrate this information to form a judgment of a leader. We use cognitive modeling to operationalize leadership judgments as exemplar-and prototype-based categorization processes. Analysis of attribute rating data for 80 highly recognizable Americans revealed that leadership judgments were well-characterized by an exemplar-based model. Judgments were based overwhelmingly on promoting shared collective interests and embedding group identity. The pattern of attribute weightings was consistent for judgments of a general leadership role (i.e., as a competent leader) as well as judgments for a specific leadership role (i.e., as an effective US president). We discuss the implications of these findings for our understanding of identity leadership as well as for integrated social-cognitive models of individuals’ judgements of and responses to leaders.  相似文献

Despite significant attention devoted to outcomes of formal leadership training, little is known about how individuals develop during these programs. The current study examined developmental trajectories of leader efficacy and identity, two proximal outcomes supporting leadership effectiveness, in a six-week leadership training course (N = 240). Testing competing predictions between developmental readiness and developmental need perspectives, we examined whether learning goal orientation (LGO) and motivation to lead (MTL) predicted development of trainees' leader self-views. Latent growth modeling results revealed leader efficacy developed linearly, whereas leader identity developed quadratically (i.e., positive change with slowing growth over time). Results for leader efficacy supported the developmental need perspective, as individuals lower on affective MTL exhibited greater changes to their leader efficacy, which was further moderated by LGO. In contrast, individuals higher and lower on LGO developed equally on leader identity, albeit via different trajectories. Implications for leadership theory and practice are discussed.  相似文献

Research exploring the powerful links between leadership and identity has burgeoned in recent years but cohered around two distinct approaches. Research on identity leadership, the main focus of this special issue, sees leadership as a group process that centers on leaders’ ability to represent, advance, create and embed a social identity that they share with the collectives they lead—a sense of “us as a group”. Research on leader identity sees leadership as a process that is advanced by individuals who have a well-developed personal understanding of themselves as leaders—a sense of “me as a leader”. This article explores the nature and implications of these divergent approaches, focusing on their specification of profiles, processes, pathways, products, and philosophies that have distinct implications for theory and practice. We formalize our observations in a series of propositions and also outline a dual-identity framework with the potential to integrate the two approaches.  相似文献

We review the concept of followership, with a specific focus on how followers actively influence leadership outcomes. We examine in particular research from four key areas: social identity perspectives on leadership, intergroup emotion theory, collective action, and reciprocal affect within leader–follower interactions. Our central proposition is that followers engage in actions, driven by both cognitive and affective-based processes, which affect leadership outcomes. Moreover, because leaders are part of the groups they lead and therefore embedded within the social context of a group, we propose that any action that affirms or threatens the salient group will trigger both cognitive and emotional responses from followers towards leaders. These include the extent to which a leader engages in actions that are perceived as (1) self-sacrificial, (2) procedurally fair, and (3) expressing emotions congruent with that of their group. We also propose that the extent to which followers translate their perceptions and emotions towards collective action towards their leaders will be moderated by individual-level group identification and group-level shared identity. To conclude, we highlight theoretical implications in light of these propositions and suggest areas for further research on followership.  相似文献

Although it is known that leaders can have a strong impact on whether employees voice work-related ideas or concerns, no research has investigated the impact of leader language on voice—particularly in professionally diverse contexts. Based on a social identity approach as well as on collectivistic leadership theories, we distinguish between implicit (i.e., First-Person Plural pronouns) and explicit (i.e., invitations and appreciations) inclusive leader language and test its effects on voice in multi-professional teams. We hypothesized that implicit inclusive leader language promotes voice especially among team members sharing the same professional group membership as the leader (in-group team members) while explicit inclusive leader language promotes voice especially among team members belonging to a different professional group (out-group team members). These hypotheses were tested in a field setting in which 126 health care professionals (i.e., nurses, resident and attending physicians), organized in 26 teams, managed medical emergencies. Behavioral coding and leader language analyses supported our hypotheses: Leaders' “WE”-references were more strongly related to residents' (in-group) and explicit invitations related more strongly to nurses' (out-group) voice behavior. We discuss how inclusive leader language promotes employee voice and explain why group membership functions as an important moderator in professionally diverse teams.  相似文献

We provide an integrative review of the empirical literature on leadership and affect (emotion, mood, and affective dispositions), which is first and foremost a literature on leader displays of affect. We conclude that the influence of leader affective displays can be understood through the mediation paths of emotional contagion and cognitive interpretation of affect in combination with the first- and second-stage moderators of these paths. We also conclude that the common yet overly simplistic notion that leader displays of positive affect are more effective than leader displays of negative affect can in important part be attributed to an overreliance on subjective ratings as indicators of leadership effectiveness, whereas behavioral indicators of leadership effectiveness suggest a more contingent view of the effectiveness of positive and negative affective displays. We propose that to bolster and further develop these conclusions, we need (a) more research focusing on moderation in dual-path mediation; (b) development of theory about cognitive interpretations following leader affective displays; and (c) more sophisticated models of the difference amongst different affective states to better capture the complexity of their effects. We also outline how evidence regarding the role of follower affect in response to leadership more generally points to the potential for integration of affective and non-affective models of leadership.  相似文献

Transformational leadership (TL) and leader–member exchange (LMX) literatures provide theoretical frameworks and accompanying empirical evidence for studying the relationship between leader behavior and effectiveness. Although prior attention has been given to gender differences in leadership style and leader effectiveness, the moderating effects of the sex of the leader and subordinate on the leadership–leader effectiveness relationship have not been investigated. In a field study of employees from a manufacturing plant, we examined whether leader and subordinate sex, and the sex composition of the leader–subordinate dyad, moderated the linkages of each set of leader behaviors (i.e., TL and LMX) with actual evaluations of leader effectiveness provided by the leader's subordinates and direct supervisor. Although female leaders were rated as more effective than male leaders overall, a fine-grained analysis of leader–subordinate dyads revealed that the male leaders benefited more than the female leaders from the use of transformational leadership in the leader behavior–leader effectiveness relationship. The extent to which someone thinks of him- or herself as a leader (i.e., leader identity) is subject to change in a dynamic manner because of experience and structured intervention, but is rarely studied as such. In this study, we map the trajectories of leader identity development over a course of a seven-week leader development program. Drawing upon identity theory (Kegan, 1983) and self-perception theory (Bem, 1972), we propose that changes in self-perceived leadership skills are associated with changes in leader identity. Using latent growth curve modeling and latent change score analyses as our primary analytical approaches, we analyzed longitudinal data across seven measurement points (N = 98). We find leader identity to develop in a J-shaped pattern. As hypothesized, we find that these changes in leader identity are associated with, and potentially shaped by, changes in leadership skills across time.  相似文献

Leadership studies concentrate on large-scale societies and organizations with formal hierarchies, large power differences, and diverse membership. Much less is known about leadership in small-scale, homogeneous, and relatively egalitarian societies in which humans have spent most of their existence. We summarize the anthropological literature on leadership from traditional, small-scale societies in terms of (1) the functions and roles of leaders; (2) the traits and behaviors conducive to leader emergence and effectiveness; and (3) the motivations and incentives to assume leadership positions. We address how studies of leadership in small-scale societies inform theory development. By viewing leadership and followership in light of our evolutionary history in small-scale societies, we shed new light on outstanding questions in leadership research and on challenges for leadership practice.  相似文献

A growing body of leadership literature focuses on leader and follower identity dynamics, levels, processes of development and outcomes. Despite the importance of the phenomena, there has been surprisingly little effort to systematically review the widely dispersed literature on leader and follower identity. In this review we map existing studies on a multilevel framework that integrates levels-of-the self (individual, relational and collective) with the levels-of-analysis (intrapersonal, interpersonal and group) on which leader or follower identity work takes place. We also synthesize work from multiple research paradigms, such as social psychology experimental studies, narrative accounts of leaders' identity work and field studies on antecedents, outcomes, mediating mechanisms and boundary conditions. Finally, we outline implications for leadership development and call attention to key themes we see ripe for future research.  相似文献

The criterion-related validity of constructed response measures of complex problem-solving skills, social judgment skills, and leader knowledge is examined with respect to two criteria of leader effectiveness: leader achievement and quality of solutions to ill-defined leadership problems. Core aspects of the leader capabilities model are tested using these measures in a series of hierarchical regression analyses. Results indicate that constructed response measures of key leader capabilities account for variance in leader effectiveness and provide initial validation evidence for a central part of the theoretical model. The problem-solving, social judgment and knowledge measures account for significant variance in leadership criteria beyond that accounted for by cognitive abilities, motivations, and personality. Initial evidence also suggests that complex problem-solving skills, social judgment and leader knowledge partially mediate the relationship of cognitive abilities, motivation and personality to leader effectiveness. Implications and generalizability of the results are discussed in light of a related civilian leadership study conducted within the U.S. Department of Defense.  相似文献
