ABSTRACT

The Safety and Health Improvement Program (SHIP) was designed to increase workers’ safety and health using supervisor/leadership training. SHIP was implemented and evaluated in a cluster randomized controlled trial with 20 supervisors and 292 construction crew members representing a high-risk industry. The intervention had three components: (1) computer-based training to teach supervisors ways to better support worker safety and work-life challenges; (2) supervisor behavioural self-monitoring to facilitate transfer of training to practice; and (3) team-based discussions with supervisors and work crew members to identify challenges and opportunities for improvement with 30, 60, and 90 day follow-up check-in meetings. Main effects for the intervention on perceptions of family supportive supervisor behaviors, team effectiveness, and work-life effectiveness were not found, suggesting that the pre-intervention context could help explain the lack of intervention effects. We found that the intervention was more beneficial for work crew members who had poorer pre-intervention perceptions of their supervisor (lower leader-member exchange) and lower perceived team cohesion, suggesting the important impact of the organisational context on intervention effects. We argue that perhaps these work crews were more ready for change and improvements in functioning than were the crews that were already functioning well.  相似文献

This article explores a theoretical foundation of human resource development (HRD) that can be adopted to explain the increasing use of HRD interventions and practices in the wider context of society and the world. While there has been growing interest in and literature about the societal meaning of HRD, previous research has focused mostly on HRD practices and lacked a theoretical framework that could explain and characterize the interactions between HRD and society. Based on a review of current approaches to the HRD–society nexus, we suggest that the nexus can be better understood when complex interactions between internal and external stakeholders of an organization are recognized, and we introduce the stakeholder-based HRD (SBHRD) model as a tool for identifying the interactions between HRD and society and the characteristics of the interactions with regard to plurality, interdependency, and legitimacy. The SBHRD model carries theoretical implications of possible changes in the epistemology of HRD, pushing forward well-being as the purpose of HRD, and enlarging HRD research topics. From a practical standpoint, the SBHRD model enhances the value of social responsibilities of corporations and ethical management, enlarges the scope and beneficiaries of HRD activities, increases the opportunities of collaboration with adult education, and points to different modes of communication in practice.  相似文献

Social capital is a crucial factor for expatriates to employ as they cope with the demands of an international assignment. This longitudinal study used a mixed method approach to examine the social support benefits of expatriate contact with a local host. Western expatriates in the Netherlands were randomly divided into two groups: an experimental group (n = 33), that had contact with a Dutch host during 9 months, and a control group (n = 32) with no host. Qualitative methods such as interviews and diaries were included to shed light on the various types of social support that occurred. Results show that local hosts offered all four types of social support: social companionship, informational support, emotional support, and instrumental support. Furthermore, expatriates with a host increased their social capital; they received significantly more social support from host nationals than did those without a host. This study shows that HRD professionals may develop the social capital of expatriates by bringing them into contact with a local host, which can produce more social support from host nationals. Increased social capital may lead to a higher performance at both the individual and organisational levels.  相似文献

This is an account of the growth and development of HRD function in India. What started in the mid-1970s as a conceptualization of an integrated HRD system to change the performance appraisal systems in a large engineering company, resulted in the establishment of HRD departments in many firms. Further dissemination and perseverance resulted in the establishment of a centre for HRD, and subsequently the birth of a professional body and, later, an academic institution. The authors describe the growth in eight stages and conclude the path for future is in moving towards national HR policies and other social sectors.  相似文献

The challenges associated with facilitating an organizational environment that promotes work engagement and is supportive of employee psychological well-being are well documented. This study focused on the longitudinal relationships between work engagement and three supportive job resources: supervisor support, colleague support and individual perceptions of the wider resource of work culture support. The sample comprised 1196 employees of an Australian state police service, both police officers and civilian staff, who completed self-report surveys across three waves of data collection. Work culture support predicted higher supervisor support, colleague support and work engagement over time lags of 12 and 18 months. Furthermore, work engagement was a significant predictor of work culture support over the two time lags. Significant indirect relationships were also observed. With the large volume of work-related factors potentially influencing work engagement, the results of this research assist in clarifying the specific supportive job resources that impact upon work engagement over time. The paper discusses practical implications for the promotion of support and work engagement within high-stress occupations.  相似文献

Current Manufacturing Support Systems (MSS), such as Computer-aided Manufacturing (CAM) Systems, Computer-aided Design (CAD) Systems, Computer Integrated Manufacturing (CIM) Systems, Material Resource Planning (MRP) Systems, and Manufacturing Accounting Control (MAC) Systems, are mostly independent systems that are operated in limited decision spaces, provide mainly formal and quantitative information, and thus pursue a goal of local optimization. To assist modern manufacturing in meeting the needs for integration, communication, collaboration, and decision making, we introduce the concept of integrating MSS with Distributed Group Support System (DGSS) into a Distributed Manufacturing Support System (DMSS). A rigorous system design approach is taken to model the manufacturing information requirements from a global perspective and pattern decision making processes within the structural (organizational design) and infrastructural (information system design) elements of manufacturing. The result is a conceptual DMSS design that provides an intelligent interface, accommodates incremental manufacturing integration, offers controllable message exchange facilities, and allows configurable communication networks.  相似文献

This paper presents a conceptually distinct analysis of the data first reported by Leather et al. Specifically, it investigates the effects of exposure to a variety of forms of work-related violence upon work attitudes and general well-being within a sample of UK public house licensees—individuals who manage public houses and hold the licence permitting the sale of alcoholic drinks on the premises. In addition, it examines the role of social support in moderating such effects. Based upon a sample of 242 licensees, it reports a consistent interaction between exposure to such violence and the availability of perceived intra-organizational support in determining the size of any negative effects upon individual well-being, job satisfaction and organizational commitment. It is argued that exposure to all forms of work-related violence, including intimidation, verbal abuse and threat, should be seen as a potential stressor within the work environment, the negative effects of which are buffered by perceived support from within the organization, but not by that perceived to be available from informal sources such as family and friends.  相似文献

Occupational stress research offers inconsistent findings on the moderating effects of social support on the stressor-strain relationship. This study contributes to the research literature by examining how social support's moderating effect is dependent on one's self-efficacy. Ninety-six US military police soldiers completed two surveys 3 months apart. The results showed that three out of four regression equations had significant three-way interactions. Organizational constraints×supervisor support×self-efficacy had statistically significant interactions in the prediction of job satisfaction and psychological well-being. Organizational constraints×co-worker support×self-efficacy had a significant interaction in the predicted of psychological well-being. These interactions explained between 5% and 10% of the variance in the dependent variables. Social support buffered the stressor-strain relationship when self-efficacy was high and reverse buffered the relationship when self-efficacy was low. These results indicate that interventions aimed at reducing strains by increasing social support should consider an individual's self-efficacy. Future research should consider incorporating content of communication to determine if high and low self-efficacy individuals receive or react differently to different types of communication content.  相似文献

ABSTRACT

The purpose of this study was to meta-analytically test a novel theoretical model examining a dual stressor and dual process model relating demands in the work domain to outcomes in the nonwork domain. The foundation for this model rested upon the challenge-hindrance framework and the role depletion and role enhancement perspectives derived from role theory as applied to the work-nonwork interface. The results show mixed support for the proposed model. In line with the challenge-hindrance framework the effects of challenge stressors were less detrimental than hindrance stressors. However, contrary to what has been reported for work domain outcomes, the net effect of both challenges and hindrances on nonwork domain outcomes was negative. Theoretical and practical implications of these findings are discussed.  相似文献

Amid the success of becoming a market economy and a member of the World Trade Organization, the response to China's economic reform is not the same across generational cohorts. The Cultural Revolution (CR) cohort, a by-product of the history of contemporary China, has been left behind. Based on the results of 384 highly structured interviews, this study found that the CR cohort sampled was the least satisfied with China's recent economic reform. The study calls for future research and collaboration among HRD scholars and practitioners to address generational differences and specifically the needs of the CR cohort.  相似文献

This article explores the determinants of personal resilience using the case of nurse prescribing in the North West Region of Cameroon. Nurse prescribing has long been identified as a practical solution to the severe shortage of well-trained doctors and high incidence of diseases in developing countries. However, the working conditions of nurses are risky and vulnerable due to major constraints, such as inadequate training, poor reward systems, limited access to medical facilities/equipment, and high workloads. Building on the resilience concept and using narrative analysis of in-depth interviews with nurses and nursing managers in public, private, and faith-based hospitals, the article develops a framework depicting three interrelated determinants of personal resilience, namely organisational plans and procedures, personal work context, and personal perception of an individual employee. The determinants are discussed further, and implications for human resource development theory and practice are critically examined.  相似文献

Few studies have examined the role of managerial support in the adaptation of entrants to healthcare. The purpose of this study was to identify the job characteristic and role-related variables that mediate the effects of managerial support and personality on the mental and physical health and sickness absence in two independent groups of new recruits to a healthcare organization. Entrants to a healthcare environment (student nurses) were surveyed 25 weeks after entry. Latent variables represented neuroticism, demand, control, role clarity and affective outcome variables in a simplified version of the Michigan model of work stress (House, 1981). This study used a two-stage approach to structural equation modelling, exploring hypothesized structural models on an initial data set (N=195) prior to confirmation on an independent replication data set (N=239) using multi-sample methods. Finally the confirmed model of choice was evaluated using the combined data (N=434). Emotional distress reported at 6 months was found to be associated with dispositional characteristics of the entrant and indirectly, via job satisfaction, with managerial support from academic and clinical sources. Managerial support from academic and clinical sources had an indirect influence on job satisfaction, but by differing mechanisms involving role clarity and control. The demands perceived by the entrants arose from neuroticism and were independent of any other variable. Emotional distress had its deleterious association with sickness absence via somatic health. This study details a series of mechanisms that will subsequently be tested longitudinally.  相似文献

The results of two cross-sectional studies (N = 220 and N = 258) indicate that employees' work-related mastery-approach goals (i.e. the striving to improve one's performance at work) were positively associated with work engagement. Further, this relationship is explained by high levels of instrumental support. In contrast, employees' work-related mastery-avoidance goals (i.e. the striving to avoid performing worse than one aspires to) are positive predictors of job detachment and fatigue. The relationships between mastery-avoidance goals and these detrimental work outcomes are explained by low levels of perceived emotional support. Altogether, these results suggest that workers with mastery-approach goals tend to invest in their social work environment by establishing instrumental exchange relationships. Such relationships are considered functional for task performance and explain the positive relationship with work engagement. Employees who hold mastery-avoidance goals, on the other hand, tend to withdraw from the social structure of the workplace which explains the negative relationship with emotional support. In turn, given the lack of emotional support, psychological detachment and fatigue may emerge. These results are discussed in relation to the surging interest in the social mechanisms that result from the pursuit of achievement goals.  相似文献

Summary  The role of decision tools in managerial decisions can be crucial. Yet, there is very little research seeking to understand and measure the influence of planning models on decision-makers’ actual behavior or performance. We focus on investigating, in an experimental context, the influence of a decision model (time allocation model) on student subjects’ changes of mind and behavior. Of special interest is the effect of the articulated importance of criteria on subjects’ choices. Furthermore, we have also studied how the above mentioned model influences subjects’ actual (measurable) performance. The results are partly conflicting, though interesting: (1) the (biased) decision model did have a significant influence on the subjects’ choices, (2) when the model provided additional freedom to improve criterion values, the subjects’ choices were rather inconsistent with the articulated importance of criteria, (3) the interpretation is not clear, how plans influence actual behavior, and (4) the subjects did not fully recognize the bias of the model (when present). However, our findings very clearly demonstrate that model developers have a great responsibility. Biased models may guide managers to make dramatically erroneous decisions in bona fide. We hope that our findings generate additional research into this important, but under-researched topic.   相似文献

Abstract

In work-family research the effects on the individual, or the “self”, in terms of personal interests independent of the work and family domains, have been largely neglected. This longitudinal study on 471 Japanese employees with young children investigated how job demands and job resources may have an impact on well-being by facilitating or hindering personal functioning. It was hypothesized that workload would have an unfavourable impact on work-to-self conflict, while supervisor support would have a favourable impact on work-to-self facilitation. In addition, we hypothesized that work–self conflict would diminish well-being (psychological distress and happiness), while work–self facilitation would enhance well-being over time. Structural equation modelling analyses using a full panel design showed that work overload was positively related to work–self conflict over time, whereas supervisor support was positively related to work–self facilitation. Furthermore, work–self conflict predicted psychological distress and happiness at T2, one year later, after controlling for T1 levels. These findings suggest that the demands and resources encountered at work can spill over to the home domain and have an impact on personal functioning and context-free well-being. Further research is needed to determine the importance of work-self constructs in relation to work-family constructs.  相似文献

Although studies have found that personality variables moderate the relationship between stressors and counterproductive work behaviour, few have examined the role of narcissism and those that did have found inconsistent results. Using a sample of 515 United States employees, we found that narcissism moderated the relationships between interpersonal conflict at work and counterproductive work behaviours directed at others, and between organizational constraints and counterproductive work behaviours directed at the organization, making both relationships stronger for those high on narcissism. We also found that narcissism moderated the relationship between organizational constraints and counterproductive work behaviours directed at others. Further, we demonstrated that the grandiose exhibitionism facet of narcissism moderated these same stressor–counterproductive work behaviours relationships, whereas the facets of leadership/authority and entitlement/exploitiveness did not. Our study indicates that organizational scholars should examine narcissism as an important antecedent of work behaviour, and that research needs to consider potential differential prediction by each of its facets.  相似文献
