Due to developments in the current dynamic business environment which is more global and competitive than ever, employees’ lifelong learning and the way organizations support their continuous development are pivotal. Many organizations introduce personal development plans (PDPs) to support employees’ learning, however, not always taking into account their personal characteristics. This study had a twofold purpose as it was designed to explore on the one hand the relationship between PDPs in the workplace with employee’s undertaking of learning activities and perceived performance, and on the other hand the possible moderating role of employee self-directedness on this relationship. For this study, data collected by means of a questionnaire at two different organizations were used, one organization foregoing profit and one non-profit activity. The results indicated significant positive relations between the individual supporting factor ‘employee learning and reflection’ and the undertaking of learning activities and perceived performance and between employee self-directedness and the undertaking of learning activities and perceived performance. The same accounted for the moderating effect of employee self-directedness on the interaction between learning and reflection and perceived performance. Some findings were surprising, nevertheless resulted in valuable insights and implications for practice.  相似文献

基于中国组织情境中辱虐管理对员工建言行为影响的研究,认为企业上级领导实施辱虐管理,首先会削弱员工的心理安全感,继而影响员工建言行为,心理安全感知是辱虐管理与员工建言之间的关系的中介。此外,研究结论还表明,辱虐管理对心理安全感知的削弱作用会受到员工不确定性规避特质的影响,对于高不确定性规避的员工而言,企业上级领导实施辱虐管理,此类员工感受到的"心理不安全"更强。最后,以来自新疆维吾尔自治区2家石化企业中的258名员工和102名上级领导的配对数据验证了以上理论假设。  相似文献

Drawing on social exchange theory, the present study investigates the underlying mechanisms through which transformational leadership influences employee turnover. Leader–member exchange (LMX) and affective commitment (AC) are proposed as supervisor-based and organization-based social exchange mechanisms respectively, exemplifying how social exchange processes occur between an employee and his/her supervisor, and between the employee and his/her organization as a whole to underpin the effect of transformational leadership on turnover outcomes. Results of structural equation modeling on a sample of 490 full-time employees working in a large telecommunication company in the PRC provided support for the notion that transformational leadership is related to both social exchange mechanisms – LMX and AC – turnover intention and turnover behavior. Furthermore, the results revealed that AC rather than LMX mediated the link between transformational leadership and turnover intention. Turnover intention also only mediated the relationship between AC and turnover behavior over time.  相似文献

效忠主管一直是华人组织经久不衰的议题,尽管已有文献认为员工效忠主管有助于提升其工作绩效,然而关于效忠主管通过怎样的具体机制来影响员工工作绩效却并未得到系统的阐释。本文以14家企业的360名员工为样本,探讨了效忠主管对工作绩效的影响机制,尤其是研究员工反馈寻求行为在其中的中介作用及员工权力距离的调节作用。分析结果表明,效忠主管对员工工作绩效、反馈寻求行为都有显著的正向影响;反馈寻求行为在效忠主管与工作绩效关系中起完全中介作用。另外,员工的权力距离负向调节了效忠主管与反馈寻求行为的正相关关系,即员工的权力距离越低,两者的正向相关关系越强。  相似文献

Many employees affirm that supervisors affect employee well-being, and research has demonstrated associations between supervisor behaviour and employee psychological well-being. However, what hasn't been clear is the extent to which the association with supervisor behaviour compares with that of other variables known to affect well-being. This exploratory study addresses that issue. Our hypothesis was that supervisor behaviour can contribute to the prediction of psychiatric disturbance beyond the contribution of other influential variables. We created a new, questionnaire-based instrument to measure supervisor behaviour. We tested our hypothesis using stepwise regression with a convenience sample of 167 men and women working in a variety of organizations, occupations, and industries in the USA. Results supported our hypothesis: supervisor behaviour made a statistically significant contribution to the prediction of psychiatric disturbance beyond a step-one variate comprised of age, health practices, support from other people at work, support from home, stressful life events, and stressful work events. This provides additional evidence that supervisor behaviour can affect employee well-being and suggests that those seeking to create healthier workplaces should not neglect supervision. We believe that there is now ample justification for those concerned with psychosocial working conditions to consider supervisor behaviour as a potentially influential variable.

Furthermore, we believe that we have presented a new instrument for assessing supervisor behaviour that has the potential to be of value in future studies.  相似文献

We develop and test a model that builds directly on social exchange theory to predict different roles for supervisor trust in the relationships between organizational citizenship behavior and relationship conflict occurring between supervisors and subordinates and between peers. Specifically, we posit that the association between citizenship behavior and relationship conflict between employees and supervisors is mediated by supervisor trust, while the association between citizenship behaviors and relationship conflict occurring between peers is moderated by supervisor trust. We test our dual role for supervisor trust in a field study of 160 supervisor–employee dyads. Results support the different roles played by supervisor trust. We close by discussing the implications of our results for theory and practice in the relationship conflict and citizenship domains.  相似文献

The study examined the Pygmalion process for creativity among 140 R&D employees. Results generally supported the Pygmalion model. Supervisors holding higher expectations for employee creativity were perceived by employees as behaving more supportively of creativity. The effects of these behaviors on employee creative self-efficacy were mediated by employee view of creativity expectations. Creative self-efficacy mediated the effects of supervisor expectations, supervisor behaviors, and employee view, on creative performance. Implications for theory and practice are discussed.  相似文献

In this paper, we focus on task restructuring as one of the most frequently occurring types of change in our contemporary knowledge society. In spite of its evident prevalence, research on task restructuring and employee well-being has been scarce until now. Based on Conservation of Resources (COR) theory and the Job Demands-Resources (JD-R) model, we argue that task restructuring is negatively related with employee well-being (in terms of emotional exhaustion and vigour). Furthermore, we advance that opportunities for learning through reflection and experimentation, as well as recently acquired KSAOs can serve as buffers in the relationship between task restructuring and well-being. Hierarchical regression analyses and simple slope analyses were conducted in order to test the research hypotheses on a large sample of the Dutch working population (N = 1711). Task restructuring had a positive association with emotional exhaustion and a negative one with vigour. Furthermore, recently acquired KSAOs, as well as opportunities for reflection and experimentation, buffered the relationship between task restructuring and emotional exhaustion. Opportunities for reflection and experimentation moderated the relationship between task restructuring and vigour as well. This study suggests that workplace learning can mitigate the negative relationship between task restructuring and well-being.  相似文献

Herder’s philosophical model of the learning organisationThe author describes Johann Gottfried Herder’s education philosophy and his plans for an ?alternative“ school. His ?alternative school concept“ shows how the teacher as supervisor of the learning process should take the individual needs into account and adapt the didactics and methods of teaching to these needs. This practice conforms to the rules of today’s reformed schools. Drawing upon the sustainable happiness model (Lyubomirsky, Sheldon, & Schkade, 2005), we examine boundary conditions to the detrimental effect of emotional exhaustion on happiness. We posit that perceiving low supervisor support enhances the employee’s engagement in the development of an action plan, which, when paired with an active search for instrumental social support, boosts happiness. Drawing on three distinct samples from participants working in diverse occupations (81 Portugal-based team leaders working under direct supervision; 177 US-based supervised full-time workers and 242 US-based employees working full-time and under direct supervision), we found that perceived supervisor support (PSS) moderated the emotional exhaustion-planning association, whereas searching for instrumental social support moderated the planning-happiness relationship. We also found that the indirect effect of emotional exhaustion on happiness, via planning, was positive and significant only when employees perceived low supervisor support and searched highly for instrumental social support. We conclude that under some conditions, the process of dealing with emotional exhaustion can enhance happiness. Implications for research on happiness, coping and social support are discussed, as well as implications for practice.  相似文献

The 360° feedback has been linked to several positive outcomes like improved performance, better interpersonal communication and smoother work relationships. Both academicians and practitioners would like more clarity regarding the link between 360° feedback and employee performance and the mediating factors in this relationship. This study empirically examines these mediating effects with a sample of executives (N = 198) working in four organizations in western part of India. The results show that interpersonal communication and quality of working life have a complete mediating effect. Leader–member exchange quality and perceived organizational support were found to have a partial but significant mediating effect. An elementary form of an integrated model, which includes all the four mediating variables and their interrelationships, has been developed conceptually. This model is examined and built up empirically using structural equation modelling.  相似文献

Today's volatile environment and pressure for continuous improvement require leaders to play a central role in fostering and nurturing employee proactivity. Effective leaders use their communication skills as a key tool to motivate employees to achieve organizational goals. In this study, we tested a model in which leader motivating language (manifested as direction-giving, empathetic, and meaning-making language) fosters the development of employee proactive behavior by shaping a psychological context of meaningfulness and cultivating a motivational state of employee vitality. The findings indicate that the leader motivating language is related directly and indirectly, through psychological meaningfulness, to employee vitality. We also found that psychological meaningfulness and employee vitality are mediating mechanisms through which leader motivating language can result in enhanced employee proactivity. This study advances theory and research on employee proactivity as a contingency of leadership motivating language by integrating three emerging streams of research—relational leadership, relational communication, and proactivity. Theoretical and practical implications are discussed.  相似文献

基于合作生产理论,本文以307个新创在孵企业为样本,构建生存模型研究孵化互动介入模式和创业专用性人力资本对在孵企业成功毕业的影响。研究发现,行业专用性人力资本、创业家庭背景促成了创业成功,而创业经历对创业成功没有显著影响。同时,孵化互动在促成在孵企业成功毕业方面的调节作用则表现出很大的异质性:孵化互动模式Ⅳ和Ⅴ对行业专用性人力资本有促进性调节作用,而所有孵化互动模式对家庭背景的存在都有抑制性调节作用,但是孵化互动模式对创业经历没有显著的影响。这说明,对于包含诸多隐性成分的行业专用性知识,孵化器经理的参与意愿和介入频率是影响孵化效果的关键因素;同时,孵化互动部分替代了家庭支持的作用,降低了创业者对家庭的依赖。  相似文献

Applying activation theory, this study examined the possibility of a curvilinear relationship between abusive supervision and employee creativity. Using survey responses of 203 subordinate–supervisor dyads in South Korea, hierarchical regression analyses demonstrated a curvilinear (inverted U-shaped) relationship between a supervisor's abusive behaviors and an employee's creative performance. Specifically, employees exhibited more creativity when abusive supervision was at a moderate level rather than at very low or very high levels. In this study, we investigated job stressor ratings through Lazarus' transactional stress theory and the usefulness of supervisor ratings as an alternative to employee self-reports. Based on the finding that negative affectivity (NA) causes incumbents to over-report job stressors, we hypothesized that supervisors may also be affected by their NA when appraising an incumbent's job stressors. Building upon the literatures on judgement processes and social-cognitive information processing, we further hypothesized that stressor observability is an important boundary condition. Specifically, we hypothesized that the impact of NA on both self- and supervisor-reported job stressors should increase as stressor observability decreases. Moreover, we hypothesized that incumbent and supervisor ratings would converge less as stressor observability decreases. Data from 260 incumbent-supervisor dyads showed that stressor observability reduced the impact of supervisor NA on supervisor ratings (but not the impact of incumbent NA on incumbent stressor ratings). Further, as hypothesized, incumbent and supervisor ratings showed less convergence the less observable the stressor was. The results highlight the importance of personal and situational factors in the stressor appraisal process – an issue that advances both research and practice in the field of stressor ratings.  相似文献

Many authors have noted that organizations are realizing that employees can be a major source of competitive advantage. A hidden source of advantage can be the improved utilization of existing human capital. A method common to most organizations for improving existing human capital is using employee feedback technologies. During a review of the literature it was found that employee feedback is an expanding and poignant subject. This paper describes some of the current leading technologies in employee feedback, including coaching, 360 degree feedback, as well as other techniques found in the literature. Methodologies of employee feedback including approaches and timeframes will be investigated at the system and process level. Finally, the opportunities for dealing with a problem employee using feedback are discussed.  相似文献

The strategy and innovation literatures argue that organizational competitiveness is contingent upon firms simultaneously pursuing both process and product innovations. A firm’s control system plays a fundamental role in this regard by managing, motivating, and coordinating employees’ behaviors for the development of its innovative capabilities. Research suggests that in order to develop successful innovation, management must use controls that align employees’ interests with those of the organization while simultaneously allowing employee autonomy to encourage creativity. These disparate functions lead to the control–autonomy dilemma. We argue that managers can address this dilemma by recognizing that the effect of controls on innovation outcomes depends, in part, on the controls’ enabling features and the type of commitment they inspire. Our findings show that employee development, which is the focus of input controls, has a direct effect on process innovation-related behaviors while specified goals, the emphasis of output controls, have a direct effect on product innovation-related behaviors. It is only through employees’ perceptions of managerial support that input controls increase product innovation-related behaviors and output controls increase process innovation-related behaviors.  相似文献

This paper develops the idea that following rules of good OR practice is necessary, but not sufficient for ethical OR. Several challenges of introducing ethical aspects into OR are discussed, evidencing difficulties and ambiguities in the relationship to be established between the OR practitioner and his/her clients, decision-makers or stakeholders. It shows that neither analysis nor modelling work nor the choice of analytical tools is entirely ethically neutral; incomparability, incommensurability and incertitude must be dealt with. The purpose of this article is to detail several difficulties or dilemmas an OR practitioner may be confronted with in the course of his or her assignment. In such situations, following rules of good practice may not be sufficient to indicate how to act in a morally good way. This paper aims at stimulating reflection by structuring the debate; it may leave the reader unsettled—unsettlement being a result and even aim of many discussions in moral philosophy.  相似文献

In many countries, the human resource practice of training outsourcing has emerged as one of the fastest growing segments of the broader business process outsourcing industry. In spite of the growing popularity in professional practice, training outsourcing continues to be subjected to critical review and ongoing debate with most attention focused on the decision to ‘outsource’ or ‘not to outsource’. However, there exists a shortage of research on training outsourcing as a human resource development (HRD) practice and the potential relationships with desired organizational outcomes including employee commitment. This exploratory international study extends previous research that has examined the relationship between training and organizational commitment by focusing exclusively on outsourced training. Data were collected from information technology firms in two countries: India and the United States. Results showed positive relationships between specific measures of employee perceptions of quality, usefulness and supervisor support for outsourced training with organizational commitment. Recommendations are made for future research as well as for professional practice to guide HRD practitioners involved in the rapidly growing global practice of training outsourcing.  相似文献
