Small and medium-sized enterprises (SMEs) are seen as vital to economic development. However, managers in these organizations generally have fewer opportunities for training and development than their counterparts in larger organizations. In this paper, the authors argue the need for development opportunities based around ‘virtual’ learning and develop a conceptual framework. The increasing penetration of broadband technologies offers the opportunity to create learning communities to engage SME managers with peers facing similar challenges. For a meaningful experience to be achieved in a virtual community, the role of the facilitator is established as important; however, an area largely overlooked in prior research into networked learning is that of the role of trust and how facilitators can generate it. In order to develop the framework for this paper, the authors review prior research into trust, learning, facilitation and virtual learning communities – the main aim being the identification of those aspects of the facilitator intervention that are most likely to engender trust and participation. Leader's traits evolve over time and are expressed differently under different situations. To capture both the evolution and expression of leader traits, we propose a dynamic model. We argue that the evolution of traits consists of changes in intensity and nature. Based on data on five publicly acknowledged Chinese leaders collected from various sources, we identified three patterns (homological, converse, and composite) by which leader traits evolve. We also discovered that leader's traits can be intrinsic or extrinsic. The intrinsic traits change in intensity; whereas the extrinsic traits are replaced by other traits over time. Factors influencing these changes include both internal (e.g., leaders' own learning and introspection) and external (e.g., major social events and subtle cultural influences). The results of our study show that the traits leaders demonstrated under specific situations are composite in nature, which also supports the notion that traits evolve. Based on our finding, we generated a few propositions for future empirical studies.  相似文献

Allinson and Hayes (1996) in the reporting of a new measure, the Cognitive Style Index , made a plea for replication and extension of their work. Using a sample of over one thousand subjects the present study investigated the CSI Õs construct and concurrent validity. A maximum likelihood factor analysis obtained broadly similar results to those of Allinson and Hayes. No relationship was observed between the CSI and an alternative measure of style (the Cognitive Styles Analysis ). It is argued that cognitive style is independent of gender but that style is related to job level (lower scores were associated with increased seniority). Some evidence was presented which suggests there may be differences in cognitive style between Hong Kong and UK small business owner managers  相似文献

The aim of this paper is to explore the nature of critical licensed house management skills within Bass Taverns. In particular, it focuses on the extent to which these are viewed as being concerned with 'soft' (behavioural) or 'hard' (technical) aspects of management. The focus of the research is on the 'shared understanding' of the importance of licensed house managerial skills. It is concerned with the identification of coherence and tensions in the criticality of certain managerial skills as perceived by the company's senior and licensed house managers. It presents the findings of surveys conducted at both senior and licensed house manager levels within the company to establish the extent to which interhierarchical consistency exists in the areas of critical skills/competences and whether these are seen as being specific to the organization or considered as generic. The research reports a general harmony regarding the nature of the skills required by licensed house managers and evidence of a focus on people-oriented skills, which are seen as being particularly important for achieving business success. Licensed house managers rated the critical skills as 'generic' rather than 'specific' to the taverns context, drawing attention to the need for the organization to address the manner in which these skills are developed.  相似文献

Investors in People (IiP), the state‐sponsored workplace training initiative, has been interpreted as a tool which managers can apply towards developing a learning organization. In this paper we seek to evaluate the validity of this claim on the basis of a qualitative study of six case‐study organizations which explores the social and micro‐political aspects of IiP from the viewpoints of senior managers, personnel and line managers and employees involved with the standard. We suggest that implementation of IiP involves negotiating a central paradox – the tension between the hard, content‐focused nature of the IiP framework and the softer, process‐focused nature of much workplace learning. In particular, the administrative aspects of implementation associated with the standard can obscure the social processes of sense‐making and collective negotiation of meaning, which are integral aspects of organizational learning. This can lead to an objectification of learning and may not allow for the participatory negotiation of meaning crucial to forming a community of practice. IiP continues to form a central part of the British government’s workplace learning agenda and it is now also being developed as an international standard. We conclude, however, that this institutionalization of practice has the potential to inhibit organizational learning.  相似文献

This study was conducted in a large Mexican organization running a virtual corporate university. It aimed to evaluate students' perceptions of three types of interaction (learner–teacher, learner–content and learner–learner) and their views on the effectiveness of online courses in terms of satisfaction, learning and behaviours. Twenty-six employees who had studied at least one online course within the organization answered an online survey. Four of them were interviewed. Results show that: (1) Learners value their interaction with the content the most. (2) Online learning is generally perceived as an effective method for delivering corporate training. (3) There is no perceived relationship between online interactions and training effectiveness. The findings are limited to the specific context of the participating organization. Further research into online learning in corporate settings is needed to understand training interactions and changes in job performance.  相似文献

Employees need to regulate their own emotions as well as the emotions of others to enhance the quality of interactions with their colleagues. How well this is achieved has important outcomes for both employees and the organizations in which they work. In the field of organizational science, however, differing approaches have emerged regarding the conceptualization and operationalization of emotion regulation (ER) particularly in terms of interpersonal interactions. The present review examines contemporary theoretical perspectives of ER and its measurement with a view to resolving the confusion that currently exists around interpersonal ER in a workplace context. To understand how this field of research has developed so diversely, the authors begin by demonstrating the influence of three major individual‐level ER models on interpersonal‐level approaches: (1) the ER process model; (2) emotional labor; and (3) emotional intelligence. Moreover, to make sense of the range of interpersonal‐level research underpinned by these theories, the authors present a 2×2 categorization, developed by Zaki and Williams (2013), which shows how workplace researchers have variously approached interpersonal ER as an intrinsic vs. extrinsic process, with activation of either response‐dependent or response‐independent categories. This categorization broadly shows interpersonal ER theory used in work contexts tends to fall into four groupings as: (1) a purely extrinsic process; (2) a differentiation of extrinsic interpersonal from intrinsic individual ER; (3) co‐occurring intrinsic and extrinsic interpersonal ER; or (4) interpersonal coregulation. This paper also discusses the measurement of interpersonal ER and concludes by highlighting emerging research directions.  相似文献

本文从组织行为层次探讨劳动关系氛围与员工态度之间的关系。基于60家企业1607名员工的问卷调查,本文探讨了劳资双赢、劳资对立和员工参与三种劳动关系氛围对员工内在和外在满意度的直接影响,以及员工组织承诺在上述关系中的调节作用。研究发现,劳资双赢氛围显著地提升员工的内在和外在满意度,劳资对立氛围显著地降低员工的内在和外在满意度,员工参与氛围仅能显著提升员工的内在工作满意度。同时,员工组织承诺中的情感承诺能显著增强劳资双赢氛围对内在和外在工作满意度的积极影响,但仅能显著降低劳资对立氛围对内在工作满意度的消极影响,而对员工参与氛围的影响不具有调节作用。此外,研究还发现交易承诺不存在调节效果。  相似文献

Women's participation in economic activities in general and at managerial status in particular is insignificant in Pakistan. Furthermore, the opportunities for professional development of women managers are meagre because of multiple socio-cultural limitations. This paper attempts to draw a profile of female managers focusing, inter alia, on the trend and structure of women's human resource, ratio of employment, work environment and scope of development, efficiency at work, satisfaction level, professional commitment and forces inhibiting women access to jobs under the learning organization perspectives. Managers from fourteen countries describe the level of subordinate participation they would employ in thirty decision-making situations. Culture differences exist in the level of autocratic/democratic behavior managers display. However, within-country (person) differences exceed between-county (culture) differences. Importantly, systematic within-person differences also exist and indicate that managers are more similar in their participative behavior than they are different. The over-attribution of behavior to cultural causes is discussed.  相似文献

Based in identity theory and the depletion hypothesis in the work-life literature, this study investigated dimensions of the meaning of work and work stress among mid-level managers in the United States, Brazil, and Korea. Findings include a high salience of work as a central life concern but a primacy of family involvement in each country. The importance of religious involvement, leisure activities, and community involvement was rated low. Intrinsic and extrinsic orientations to working were related to increased levels of work stress, but in each country the dimensions of work stress were associated with meaning of work aspects in different combinations and affected different demographic groups in different ways. The theoretical and practical implications of the findings imply the need for a differentiated understanding of the meaning of work dimensions in international settings and the awareness that increased levels of work stress can results from higher levels of work centrality and intrinsic and economic work orientations.  相似文献

This paper aims to show the strategic role of Perceived Organizational Support (POS) in developing positive work attitudes, thereby reducing stress in the workplace. We have conducted an empirical study to understand more about if and how work meaningfulness influence perceived stress and whether work engagement has a mediating effect between these two constructs. Based on the Job Demands-Resources (JD-R) model and Social Exchange Theory (SET), we hypothesize that POS has both direct and indirect relationships with these variables: meaningfulness, work engagement, and perceived stress. We tested these hypotheses through path analyses on a sample of 1111 employees in France. The results support our hypotheses on a) the negative association between meaningfulness and perceived stress, b) the mediating role of engagement, and c) the direct and indirect effects of POS. The strongest moderating effect of POS is observed on the relationship between meaningfulness and engagement. Our findings have theoretical implications by showing, for example, that POS enhances positive outcomes more than it diminishes negative ones. The results also have practical implications for managers and organizations as they reinforce the interplay of intrinsic motivators (meaningfulness) as an individual process as well as extrinsic motivators (POS) in the realm of an organization's responsibility and interest in strengthening employee engagement and reducing stress at work.  相似文献

To test the psychometric properties and criterion validity of the Japanese version of the EffortReward Imbalance (ERI) Questionnaire (Siegrist, 1996), a survey was conducted among 105 male dental technicians. The Japanese version of the questionnaire was developed through a backtranslation process. Internal consistency and factorial structure were tested and the criterion validity with respect to musculoskeletal symptoms was estimated with the help of a correlation matrix and logistic regression analysis. In psychometric terms, the factorial structure of the scales measuring the components of the theoretical concept was replicated satisfactorily, and internal consistencies of the scales measuring the extrinsic and intrinsic components of the model were appropriate. Significant associations between components of the ERI and musculoskeletal symptoms were found. Logistic regression analysis revealed a significantly elevated risk of musculoskeletal symptoms in participants scoring high on the scale measuring the model's intrinsic component, 'overcommitment'. This study indicates that, at least for the occupational group under study, the Japanese version of the ERI Questionnaire is a feasible and psychometrically well justified new measure for assessing psychosocial stress at work with relevance to health.  相似文献

This research explores how national age stereotypes impact older workers' job‐related perceptions by examining probability based samples across 26 countries taken from the European Social Survey. Multilevel data analysis was undertaken. Results show that, at the individual level, both extrinsic rewards and intrinsic rewards directly impact older workers' job satisfaction. At the country level, significant variations are found in the relationships between job satisfaction and related rewards for older workers across the 26 countries. Society's stereotypical views towards older people explained some of these cross‐country variations. This study contributes to extant literature by explicating the process by which society's age stereotypes and the meta‐stereotypes held by older workers affect how these workers make sense and take meaning out of their job‐related circumstances leading to enhanced or diminished job satisfaction. Implications highlight the need for management to be vigilant in identifying and dealing with age stereotypes in the workplace. Furthermore, managers need to be more aware of the potential harmful consequences arising from negative meta‐stereotypes and should implement strategies to tackle workplace stereotypes that would lead to negative meta‐stereotypes held by older workers.  相似文献

Although it is now a multi‐million pound international industry, there is continuing scepticism about the benefits of Outdoor Management Development (OMD). This study investigates the impact of participation in an archetypal example of OMD on a cohort of junior managers (n=19). Participants reported changes in a variety of attitudes including, their opinions of themselves, team‐working and the theoretical frameworks used to underpin the programme. Analysis of individuals' accounts found associations between participation in particular forms of outdoor training activities and changes in certain categories of attitude. Cognitive dissonance theory is used as a framework to explain these changes. More specifically, we contend that task selection and review‐style choices made by providers and sponsors significantly influenced the reactions, sense‐making processes and training outcomes reported by participants. This study challenges the design of contemporary OMD programmes that privileges a linear, incremental view of development where one starts with simple tasks of short duration and gradually progresses to longer and more complex activities.  相似文献

In this paper, we use self-determination theory to examine the benefits of the use of paradoxical leader behaviour (PLB) by supervisors. We posit that PLB can initiate two complementary mechanisms: a top-down mechanism (perception of leaders' legitimate power) that may encourage employees to satisfy and exceed standard performance criteria, and a bottom-up mechanism (employee intrinsic motivation) that stimulates employees to be proactive. We argue that implementing these mechanisms simultaneously may interactively enhance employee creativity. Our study is based on field data collected from a sample of 392 employees and their supervisors. We find that PLB is positively related to employees’ perception of legitimate power and intrinsic motivation. Furthermore, power perception and intrinsic motivation are associated with standard performance and proactive behaviour, respectively, and these mechanisms jointly influence employee creativity. In demonstrating the efficacy of balancing extrinsic requirements and intrinsic motivation, our findings have significant theoretical and empirical implications for employee motivation.  相似文献

After a most productive two decades in the 1950's and 1960's, the 1970's were something of a dark age for technology in the United States. However, the 1980's show signs of a renaissance, and the following are cited as encouraging signs: investment is on the rise, Washington is adopting a new set of values, there is increasing evidence of a marketing orientation by engineers, the NIH (not invented here) syndrome is on the decline, and there is an expanding pool of engineers. The associated opportunities place additional responsibilities on engineering managers. Doing the job yourself is one thing; persuading others to do it is another. This calls for real leadership in the management of our resources — time, money and people. This is the challenge ahead for engineering managers.  相似文献

Relevance has become a critical factor in business education programs. Such programs must deliver the skills and knowledge that enable participants to learn and thrive in a context of change, growing business complexity and technological sophistication. This paper explores the need to realign our teaching approach to the new demands of business managers in pursuit of maintaining relevance. It considers the changes this requires in the learner: teacher relationship, and the way in which information communication technologies have a powerful role to play in developing and managing this new relationship. A model is proposed to explore the alternative teaching paradigms associated wich might be best described as seismic shifts in the learning landscape. For educators it suggests a change in teaching values that emphasise stronger attention to process skills, less teacher autonomy, direction and control, and a more creative use of technology to encourage diversity, dialogue and distributed team learning. This article examines subsidiary-level factors that promote global initiatives in MNCs. Global initiatives are a key capability of MNCs that domestic firms do not possess, yet there has been little research on how MNCs promote initiatives on a global basis. I draw principally on the knowledge-based view to develop a model in which three subsidiary-level variables explain the propensity of the MNC to pursue global initiatives. These variables are: (1) inter-unit networking, (2) subsidiary learning from internal and external sources, (3) shared strategic goals. A survey of 118 subsidiary managers, triangulated with interviews with 20 key informants, provides support for the hypothesized effect of subsidiary learning and shared strategic goals on global initiatives. The result for inter-unit networking is less clear. These variables combine to activate initiatives within the MNC and thus act as a source of competitiveness on a worldwide basis. The results have important implications for MNC managers as well as for theory, and these are discussed.  相似文献

Data from responsibility-center managers reveal that greater budgetary participation contributes to managerial performance and attitudes in high-environmental-uncertainty situations but hampers performance and attitudes in low-uncertainty situations.
