Talking of HRD     
This paper draws upon research exploring the emergence of HRD within the British National Health Service (NHS), the aim being to investigate how HRD has been talked into being, is talked about and accomplished through talk. HRD is conceptualized as a socialand discursive construction, and as discursive action. It is argued that conceptualizing HRD as a social and discursive construction can help identify and explain changes in ways of thinking and talking about HRD. Conceptualizing HRD as discursive action can help explain and justify HRD activity, in that much of what HRD practitioners and academics ‘do’ is ‘talk’. This paper explores these concepts and introduces a typology of the discourses of training and development (T&D), HRD and strategic HRD (SHRD), labelled Tell, Sell and Gel. It is suggested that this typology is a useful analytical tool for those practising HRD, providing ameans for HRD professionals to identify and analyse, and possibly change, their practices and discourse(s). The paper introduces a way of identifying how HRD might be talked ‘about’ and theorizes how discursive activities (the talk) might be changing.  相似文献

While the literature supports the importance of establishing a relationship between designers and subject matter experts (SMEs) in the training design process, this approach is not followed in all global practices. The purpose of this study was to identify the perceptions of human resource development professionals in Taiwan regarding their working relationships with SMEs. The respondents of the study were HRD professionals who worked in high-tech companies located in a science park in Taiwan. The study found that a significant relationship exists between the ability to work with SMEs and current ability in the training design process among HRD professionals who had worked with SMEs. This study provides implications for the professional development of HRD practitioners and HRD practice in Taiwan companies. Cross-cultural issues are discussed to explain inconsistencies between the results and US-based perspectives on the training design process.  相似文献

Abstract

This article examines and critiques the UK research assessment exercise (RAE) and its implications for research and writing in HRD. It describes the process and identifies weaknesses in some of the concepts and related criteria applied in assessing and grading research outputs and in particular the notions of ‘international’ and ‘world class’ as standards against which to judge those outputs. The article argues that the process has detrimental effects for emerging subjects such as HRD, for those engaged in research in such subjects and for journals such as HRDI which are relatively new to business and management. It concludes that UK academics working in the field of HRD are mistaken if they allow the RAE to drive their research and choice of publications and outlets, and that it is important to support the journals which are playing a critical role in establishing the subject.  相似文献

This article draws upon case-study research into human resource development (HRD) within three small organizations in the north west of England. It positions the case-study work within an overall framework of doctoral research and summarizes the research design; discusses the characteristics and values of small organizations and how they influence HRD policies and practices: presents findings and conclusions about HRD in the case-study organizations, focusing in particular upon one case in the voluntary sector; compares and contrasts the different models of HRD in the three cases; and concludes with some suggestions for further research.  相似文献

Abstract

This paper outlines the limitations of a technical rationalist approach to HRD practice without seeking to negate it. It then offers a complementary view based on Schon's notion of the reflective practitioner which exhorts HRD practitioners to embrace complexity and reflection. We outline, first, a number of dimensions of diversity which confer complexity upon HRD practice, and, second, a series of suggested questions that may aid the framing of practical problems in a more effective way than might be the case with a purely technical rationalist approach. We urge novice (and expert) HRD practitioners to adopt a mind set that is contemplative of the diversities that they may encounter in practice and which is conjectural with regard to how these diversities may impact upon problems and their solutions.  相似文献

Research in the field of management and organizational sciences has yielded a deeper understanding of many emerging business issues. However, the relevance of the contributions has been increasingly criticized, in both the academic and public spheres. We propose the intervention research approach – originally developed by the research group at Ecole des Mines de Paris – as a design science approach able to address both the relevance gap issue and the growing complexity of management practice. It is argued that increasing our understanding of management requires research that is more insightful, influential and immediately applicable. This in turn requires closer collaboration between management and researchers during the inquiry process, which is not always easy to achieve. An illustrative case study of an intervention research project focusing on creativity, conducted in Italy in collaboration with a fashion company, demonstrates how intervention research can be rigorous and relevant to practitioners, and how it can advance theoretical knowledge in management science.  相似文献

This article clarifies the boundaries of human resource development (HRD) with respect to other concepts frequently used and misused in HRD literature. Through a proposition, a set of criteria for human resources is presented. A cross-culture literature comparison of the criteria demonstrates the consistency of the connotation in two contrasting cultures. This study has important implications for HRD research, practice and continued theory development effort. It relates to the identity and distinctiveness of HRD discipline, as well as the domain of HRD research and practice.  相似文献

Despite ambitious efforts in various fields of research over multiple decades, the goal of making academic research relevant to the practitioner remains elusive: theoretical and academic research interests do not seem to coincide with the interests of managerial practice. This challenge is more fundamental than knowledge transfer, it is one of diverging knowledge interests and means of knowledge production. In this article, we look at this fundamental challenge through the lens of design science, which is an approach aimed primarily at discovery and problem solving as opposed to accumulation of theoretical knowledge. We explore in particular the ways in which problem‐solving research and theory‐oriented academic research can complement one another. In operations management (OM) research, recognizing and building on this complementarity is especially crucial, because problem‐solving–oriented research produces the very artifacts (e.g., technologies) that empirical OM research subsequently evaluates in an attempt to build explanatory theory. It is indeed the practitioner—not the academic scientist—who engages in basic research in OM. This idiosyncrasy prompts the question: how can we enhance the cross‐fertilization between academic research and research practice to make novel theoretical insights and practical relevance complementary? This article proposes a design science approach to bridge practice to theory rather than theory to practice.  相似文献

ABSTRACT

Endlessly changing business and economic landscapes urge organizations to become resilient to ensure business survival and growth. Yet, in many cases, business world is becoming turbulent faster than organizations are becoming resilient. Relevant research indicates the ways through which organizations could respond to unforeseen events, mainly through suggesting that individual and group resilience could lead to an organizational one. However, research is nascent on how particularly human resource development (HRD) resilience could be built, and thus to contribute to organizational resilience as well. Within today’s business uncertainty and complexity, HRD resilience comes in line with the developmental strategies of organizations. Therefore, the purpose of this perspective article is to set the foundations of the term (HRD resilience) in order to initiate a dialogue around its ability to make a substantial contribution to organizational practice, and thus to be seen as a new ‘success element’ of organizational resilience.  相似文献

Based on the observation that the systematic study of university-based HRD education - especially in an international comparative approach - is an important but under-explored area of scholarship, this article reports on the results of a need-sensing process among a panel of twenty-one senior HRD administrators and scholars in the United States and Great Britain. The resulting research agenda identified knowledge gaps and research needs in three broad areas: subject matter of HRD education; institutional characteristics, arrangements, and linkages; and outcomes and effectiveness of HRD education. Several categories were identified in each of the three areas and examples described. The implications of this study for research and theory building in international and comparative HRD are discussed.  相似文献

This article describes storymining, a process that involves gathering stories and mining their content to ‘bring to the surface’ a deeper understanding of the adaptive and cultural aspects of the system. These aspects, or cultural levers, can then be used to inform action. The article aligns storymining with qualitative research and differentiates it from other storytelling interventions. The article also includes a case study of a storymining experience in a healthcare organization. The author suggests that HRD practitioners can use this approach in a variety of ways, including moving individuals, organizations and/or communities towards action and navigating complexity.  相似文献

Based at a corporation in India, the initiative involved an action research component to understand factors hindering current performance and HRD interventions aligned to business strategy to address the identified factors. Metaphors can be viewed as central to the task of accounting for how we think about things, make sense of reality, and set the problems we try to solve. How then can we learn about the HRD view of the world from our use of metaphor? How do we in HRD limit our thinking by using certain metaphors? What alternative metaphors might suggest new ways of approaching HRD? This article contains an argument for completing an analysis of HRD metaphor, a fourstep framework for that analysis, and the findings of a partial application of those steps based on recent HRD literature. The paper attempts to describe the similarities and differences between organizational development (OD) and human resource development (HRD). While it is argued that HRD practitioners need to acquire some of the skills of OD consultants, these are likely to be limited to the development of personal skills and learning in the attempt to achieve intrapreneurialism and personal transformations. We argue that HRD is living in the shadow of OD because it is slow to recognize its roots in the debates of that discipline. It is therefore suggested that HRD will recognize its true potential only when it identifies its core knowledge and skills. We argue that HRD can find its essential identity in four main ways: by focusing on the organization's business strategy; by devolving responsibility to line managers; by adopting an employee-centred approach to learning; and by emphasizing workplace learning. However, a wider behavioural understanding and a greater degree of reflectiveness in relation to the politics of change and the skills of the change agent must inform this identity.  相似文献

Human Resource Development (HRD) operates within competitive global environments and the changing expectations of societal moral values, which can be in conflict with organizational values, performance, and profit. These are underpinned by the unquestioning acceptance and ‘orthodoxy’ of free‐market economics, legalism, and codes of conduct that result in a lack of ethical analysis within HRD practice. In response to the forgoing, it will be argued that the ethics of care that espouses the values of human relationships, empathy, dignity, and respect is a legitimate approach to free-market lead ethical rule-based rationality that is often presented as the de facto position for HRD professional practice. It presents the ethical debates in which HRD operates within, before arguing for the ethics of care. Three case examples from practice are offered illustrating how HRD practice might respond through the lens of an ethics of care. Reflections and implications for HRD in the form of objections and responses are considered. It concludes that HRD professionals are faced with many difficulties when making decisions, and that the ethics of care offer is an alternative perspective for HRD practitioners.  相似文献

The present study examined major trends and issues of Human Resource Development (HRD) research in Korean context applying the author co-citation analysis (ACA) to three primary HRD-related journals in South Korea. Following the analyses of author co-citation frequency, correlation matrix, dendrogram, and the multi-dimensional scaling (MDS) map, the results were found as follows: (1) co-citation network identified seven topical clusters (i.e., human competency improvement for young men and e-learning designers, system approach for training effectiveness, competency for executives and HRD-ers, HRD evaluations, HRD solutions, mentoring in career development, leadership, and the role of professionals), (2) competency appeared as a keyword in multiple clusters, (3) unlike HRD in North America or Europe, learning (informal, organizational, self-directed, and lifelong learning) with a variety of HRD solutions comprised the dominant research stream, and (4) research activities for critical issues, such as diversity, development of workforce minority, and international HRD were largely missing.  相似文献

Human Resource Development (HRD) in small and medium‐sized enterprises (SMEs) is a significant area of scholarship. However, the cumulativeness of research on HRD in SMEs remains relatively low when compared to HRD generally. This paper reports a systematic literature review (SLR) to synthesise research in this area. A disciplined screening process resulted in a final sample of 117 papers published in 31 journals from 1995 to 2014. The synthesis of these empirical and theoretical studies revealed that: (a) the literature utilises a narrow range of theoretical and conceptual perspectives; (b) HRD is being investigated across a variety of SME contexts, themes and units of analysis; (c) researchers define HRD in multiple ways and use a diverse set of measures of HRD activity; (d) there is significant potential for future research across the SME and HRD disciplines, SME settings and beyond existing theoretical perspectives. We offer suggestions for further advancing the development of this area of research in terms of theory, content and methodology.  相似文献
