The goal of this study is to provide a cross-lagged examination of the relationships between engaging leadership, job resources and employee work engagement. We propose a mediation model and we postulate that engaging leadership can increase perceptions of three specific job resources (i.e. autonomy, support from colleagues and opportunities for learning and development) which theoretically correspond to the three facets of engaging leadership (i.e., inspiring, connecting and strengthening, respectively). Subsequently, in keeping with the extant body of Job Demands-Resources (JD-R) research, we link job resources to employee work engagement. Our hypotheses were tested on data collected at two time-points – T1 (N = 759) and T2 (N = 273) –from employees working for a hotel chain in the Netherlands. In line with our expectations, engaging leadership showed a significant cross-lagged relationship with autonomy and support from colleagues, but did not predict learning opportunities and work engagement across time. While we formulated specific hypotheses, we also tested reversed causation relationships. We found no direct effect from engaging leadership on employee work engagement, however, the reversed effect was significant; employee perceptions of engaging leadership were shaped by their own engagement experiences. Importantly, engaged employees at T1 reported more job resources at T2. By providing a cross-lagged examination of our model, we showed that engaging leaders as well as employees’ positive affective state of being engaged, are essential to shaping a resourceful work context. A comprehensive view on the triggers and outcomes of work engagement and engaging leadership is needed, as the traditional unidirectional cause-effect rationale fails to explain how these concepts relate to one another and to employee experiences of job resources.  相似文献

The effect of leadership on individuals in multinational teams remains underexplored. Based on self-concept theory, our study investigates how subordinates' work engagement is influenced by their perception of leader cultural gap bridging (CGB) behaviors that seek to facilitate intercultural collaboration in multinational teams. We draw on a quantitative, two-wave, individual-level study with 280 employees working in multinational teams. Our results reveal that subordinates' perception of leaders' CGB behaviors enhance their work engagement through its effect on their team identification. The positive indirect effect is contingent on the level of relationship conflict in the multinational teams.  相似文献

ABSTRACT

This study set out to explore the effects of accumulating work experience on the association between job decision latitude and its interaction with job demands and work engagement. Our ten-year longitudinal study followed 333 junior physicians in postgraduate training at baseline. We used self-report measures in four assessment waves, and we conducted path analyses to investigate linear and curvilinear regression effects. Results show that high job decision latitude was associated with high work engagement at all levels of work experience, with strongest associations at baseline and after ten years. Only for novices did job decision latitude buffer the negative association between job demands and work engagement. At the stage of high work experience, low levels of job decision latitude were weakly associated with work engagement, whereas with higher levels of job decision latitude, the positive association seemed to strengthen. Our findings indicate that job decision latitude is a key job resource at all stages of work experience, with stronger effects among novices and experts. Organisations’ work design efforts should include job decision latitude to promote work engagement across employees’ different career stages, with consideration to job entrants and experts in order to tailor specific work design solutions.  相似文献

Abstract

This study examined the direct and moderator roles of recovery experiences (psychological detachment from work, relaxation, mastery, and control) in the relationship between psychosocial work characteristics (i.e. time demands, job control, and justice of the supervisor) and occupational well-being (need for recovery, job exhaustion, and work engagement). The study was conducted among 527 Finnish employees from several occupational sectors who were employed in a variety of different jobs. Of the employees, 53% were women and the average age was 42.4 years. The moderated hierarchical regression analyses showed that psychological detachment and mastery were protective mechanisms against increased need for recovery in a situation of lack of job control. Also, relaxation protected against increased job exhaustion under high time demands. In addition, recovery experiences – psychological detachment and mastery in particular – had direct links to occupational well-being. Altogether, the study findings suggest that recovery experiences play a significant role in maintaining well-being at work.  相似文献

As employees’ support for an organizational change is critical for its success, change agents require guidelines on how to initiate change recipients’ endorsement. Accordingly, there is a need for an evidence-based understanding of which communication behaviors drive positive versus negative change reactions, as well as about the psychological mechanisms that explain effective communication. To advance our knowledge about successful change communication, we tested how autonomy-supportive communication, autonomy-restrictive communication, and reflective listening are associated with change recipients’ reactions. Building on Self-Determination Theory, we also tested the mediating mechanism of the satisfaction of recipients’ psychological needs between change agents’ actions and change recipients’ reactions. In three studies, we explored how change agents can use their communication to enhance recipients’ change readiness, as manifested in increased energy-saving intentions. In Study 1, we separately examined the effect of each communication behavior on change readiness. We coded dyadic change conversations for autonomy-supportive (vs. autonomy-restrictive) communication and reflective listening. Results showed that autonomy-restrictive communication negatively impacted recipients’ change readiness. Study 2 used an online experiment to distinguish between the effect of change agents’ autonomy-supportive and -restrictive communication. We found an indirect effect of change agents’ communication behaviors on recipients’ change readiness via psychological need fulfillment. In Study 3, we investigated how change agents “in the field” responded to recipients’ expressed resistance. Findings indicated that change agents use more autonomy-restrictive than -supportive communication, suggesting that their communication typically undermines rather than facilitates recipients’ change readiness.  相似文献

Non-work social media use at work has seen a dramatic increase in the last decade and is commonly deemed counterproductive work behaviour. However, we examined whether it may also serve as a micro-break and improve work engagement. We used ecological momentary assessment across 1 working day with up to 10 hourly measurements in 334 white-collar workers to measure non-work social media use and work engagement, resulting in 2235 hourly measurements. Multilevel modelling demonstrated that non-work social media use was associated with lower levels of work engagement between persons. Within persons, non-work social media use was also associated with lower concurrent work engagement. However, non-work social media use was related to higher levels of work engagement 1 hour later. While more extensive non-work social media use at work was generally associated with lower work engagement, our advanced study design revealed that the longer employees used social media for non-work purposes during 1 working hour, the more work engaged they were in the subsequent working hour, suggesting that employees turn to social media when energy levels are low and/or when they (temporarily) lose interest in their work. This behaviour may serve as a break, which in turn increases work engagement later during the day.  相似文献

Having a positive impact on other people's lives typically increases the likelihood of regarding one's work as meaningful. In some settings, however, employees have little or no contact to those who experience the impact of their work. Our paper examines how such distance affects these employees' construction of their work as meaningful. We present the findings of an in-depth case study of medical laboratory workers who do not typically interact with their patients. Drawing on interviews and observational data, we identify three sensemaking practices through which employees overcome the physical and perceived psychological distance to patients: assembling various pieces of information about the patient, sharing patient-related stories with colleagues, and relating themselves to patients and their medical problems. We also find that overcoming distance to patients can result in emotional stress, which is why some employees prefer staying at a ‘safe’ psychological distance. Our paper contributes to the meaningful work literature by examining how actors make work meaningful when they are physically distant from their object of work. We also contribute to a critical understanding of meaningful work by showing how efforts to render one's work more meaningful can intensify stress and emotional tension.  相似文献

The opportunity to use one's skills at work is an important prerequisite for employee well-being. Drawing on self-determination and person-environment fit theory, this diary study aims to add to our understanding of this important phenomenon in two ways. Firstly, we examine the associations of within-subject daily variations in skill utilization with well-being. Secondly, we model work value orientation as a between-subject factor that moderates this within-subject relationship. Specifically, we advocate that daily skill utilization is more beneficial (in terms of more daily work engagement and less daily emotional exhaustion) for employees holding predominantly intrinsic (i.e. self-development, community contribution) as opposed to extrinsic (i.e. financial success, status) values. Results of multilevel modelling using diary data from 99 service workers over five working days, supported the assumption that daily skill utilization was positively related to daily work engagement, particularly among employees holding a predominantly intrinsic work value orientation. Contrary to our expectations, daily skill utilization was unrelated to daily exhaustion, both for employees holding high and low intrinsic values. The discussion highlights the importance of, and employees’ receptiveness to, variations in beneficial working conditions.  相似文献

There is a need to better understand the nature of work-family culture and its relationships with job-related outcomes. The main objective of this study was to investigate the associations between a supportive work-family culture and work attitudes (i.e., job satisfaction, work engagement, turnover intentions) at both the individual and work departmental level. Survey-based data were gathered from 52 Finnish work departments (1219 individuals) in the domains of health care, ICT, and the paper industry. Data were analysed via multilevel structural equation modelling. Work-family culture was assessed via managers’ supportiveness, organizational time demands, and the expected career consequences of taking up work-family-related benefits. The results showed, first, that employees in the same work department shared similar perceptions of the department's work-family culture and work attitudes; second, the perceptions of the work-family culture shared within the work department as well as employees’ individual perceptions of it were associated with work attitudes. Thus, the positive effects of a supportive work-family culture on work attitudes were established at both the individual and work departmental levels.  相似文献

Organizational identification is a theoretically profound and practically important construct. It fundamentally transforms the relationship between employees and their work organizations, because highly identified employees integrate their organizational memberships with their sense of who they are. This transformation enhances highly identified employees’ work performance and contributions to the organization. However, despite considerable research on the benefits of organizational identification for employee behavior, theorizing about this effect and its underlying mechanisms remains underdeveloped. In particular, there has not been sufficient theoretical development regarding the specific types of work behaviors that follow from organizational identification, the psychological mechanisms that underlie these behavioral consequences, or observers’ evaluations of these behaviors and those enacting them. To address these issues, we present a framework of the behavioral consequences of organizational identification as well as observers’ reactions to them. Our framework highlights two distinct motivational orientations that underlie organizational identification, one that reliably leads to conformist work behaviors and one that may lead to deviant work behaviors that violate the status quo to advance organizational interests. Moreover, our framework highlights that reactions to these behaviors will differ depending on the organization’s emphasis on means versus ends. Overall, we emphasize that the benefits of organizational identification for work behavior are not as straightforward or as widely recognized as implied in prior research.  相似文献

Most newly formed teams manage to function in spite of the fact that their members do not know each other. Over time, teams progress into successful units; however, sometimes, they regress into a situation where morale is worse than when the team was created. We explain how such opposing group outcomes can arise by examining team members’ (dis)confirmation of expectations in line with the development of trust. We argue that the process of (dis)confirmation of expectations created based on early swift trust is crucial in defining the direction of team development (progression or regression) because it gives rise to emotions which further underpin (dis)trust. We present six sets of propositions which taken together construct a framework for understanding the role of (dis)confirmation and subsequent emotions during the process of trust updating and of team development. We provide a conceptual view of individuals’ experiences within a team and their impact on team dynamics in a way which could form the basis of future empirical testing.  相似文献

Perception of organizational politics (POP) is usually associated with counterproductive factors. The reason for this stigma is that generally when employees perceive self-interest actions or backstage manoeuvres, they identify obstacles to their careers. On the other hand, the concept work engagement represents physical, cognitive and emotional factors from its dimensions (vigor, dedication and absorption) that can connect employees to their jobs. This study aimed to investigate the relationship between the dimensions of work engagement and perceptions of organizational politics in a public institution. Data were collected from 847 employees of a public educational institution, followed by a hierarchical cluster analysis to characterize groups with high and low work engagement scores. Multiple linear regressions were performed for each cluster. It was found that in the low engagement group, the three constructs’ dimensions were negatively related to POP. In the high engagement group there was no negative relationship between those two concepts, but a positive association between dedication and perception of politics was found. The results show evidence that highly engaged civil servants do not identify politics as an obstacle to their career development. The study also suggests that POP level is high in public educational institutions.  相似文献

Abstract

This study aims to test a new process underlying the negative relationship between job insecurity and work-related well-being. Specifically, based on Self-Determination Theory, frustration of the psychological needs for autonomy, belongingness and competence was expected to explain the associations between job insecurity and emotional exhaustion and vigour (i.e. the core energy-related components of burnout and work engagement, respectively). Structural equation modelling using data from a heterogeneous sample of 3185 Flemish employees confirmed that frustration of the three needs mediated the association between job insecurity and both outcomes. These results suggest that job insecurity is related to impaired work-related well-being, because it frustrates employees’ psychological needs. This study contributes to a rather small, but growing body of research on the theoretical explanations of the negative consequences of job insecurity for employees’ work-related well-being.  相似文献

Attachment theory provides compelling theoretical grounds to expect that attachment orientations, i.e. attachment anxiety and avoidance, influence our emotional reactions to job stressors. In spite of that fact, the role of attachment orientations in attenuating or exacerbating emotional reactions to job stressors has been ignored by organisational researchers so far. The main purpose of our diary study, therefore, was to analyse, whether attachment anxiety and avoidance moderate our daily emotional reactions to daily workload. Additional main effects of attachment orientations on daily emotional experiences were also analysed. Multilevel analyses of diary data from 340 participants revealed moderator effects of attachment avoidance. In detail, global and co-worker-specific avoidance interacted with workload in predicting negative emotions. Regarding positive emotions, co-worker-specific avoidance interacted with workload. In addition, global attachment anxiety and avoidance were positively related to negative emotional experiences at work. The negative relationship between co-worker-specific avoidance and positive emotional experiences at work was significant by trend. Taken together, current findings demonstrate attachment orientations’ contribution to our understanding of interindividual differences in daily emotional reactions to daily job stressors, and in daily work-related emotions. In sum, they suggest highly avoidant employees as a risk group in the working population.  相似文献

The present study utilizes the job demands–resources model and examines the effects of employees’ perceptions of high-performance work systems (HPWS) on emotional exhaustion. For the needs of this study, structural equation modeling (SEM) was used on a sample of 343 frontline employees in a Greek manufacturing company. The findings do not support the critical arguments regarding HPWS, which suggest that these systems lead to work intensification and emotional exhaustion through increased job demands. In contrast, HPWS was positively related to job resources, although no support was found for a direct and negative relationship with emotional exhaustion. Last but not least, this study calculates HPWS as both a system and bundles of practices and provides useful insights regarding the differences between the two different measurement methods. Finally, theoretical and managerial implications are drawn for improving our understanding of how HPWS influences job demands and resources and employees’ emotional exhaustion.  相似文献

在现代组织行为研究领域推动员工创造、创新的组织行为研究是一个热点问题。本文通过对我国跨地区企业研发员工的问卷调查研究对领导创新期望、员工内部工作动机及其创新行为间的关系进行了实证探讨。研究发现,在我国背景下,直属领导对下属员工的创新期望、员工之间横向交换对研发员工创新的行为都具有正向预测作用,其中员工内在工作动机在领导创新期望、员工横向交换对员工创新行为的作用路径关系中起到中介效应。本研究的调查结论不仅有助于加深我们对组织内员工创新行为推动和作用机制的深入了解,同时也会对我国企业,特别是高新技术企业推动员工创新的管理实践提供借鉴。  相似文献

This study investigates the associations between school principals’ job crafting and well-being. Drawing on the job demands-resources approach of the job crafting model and self-determination theory, we hypothesized that need satisfaction and need frustration act as likely mechanisms between the positive and negative effects of job crafting behaviors and work-related well-being (work engagement and burnout). Using cross-sectional data collected from a sample of Finnish school principals (n = 518), our structural equation model revealed that crafting structural job resources was positively associated with need satisfaction and negatively with need frustration. Increasing challenge job demands was positively associated with need satisfaction, which, in turn, was associated with higher work-related well-being. In addition, crafting structural job resources was directly positively linked to burnout as well as work engagement. Moreover, we found that decreasing hindrance demands was positively associated with burnout and negatively associated with work engagement via need frustration. No associations were found between crafting social resources, indicators of basic psychological needs, or work-related well-being. These findings provide insights into how principals determine their own basic psychological needs via job crafting, and how this is reflected in their work-related well-being. The study advances job crafting theory and self-determination theory, with important implications for practice and future research.  相似文献

This study aimed to advance insight into inter- and intrapersonal processes that may affect the associations between work-related boredom and employee well-being. We employed a daily perspective to examine (1) the relations between work-related boredom and depressed mood at the end of the workday and at the end of the evening after work; (2) whether these relations were stronger for employees with high work centrality (the importance of work to the individual); and (3) whether the indirect association between work-related boredom and depressed mood in the evening (via depressed mood at the end of the workday) was smaller on days during which employees’ basic psychological needs were satisfied after work. Data were collected by means of a 5-day diary study among 106 employees in various occupations in The Netherlands. The results showed that work-related boredom was positively related to both depressed mood at the end of the workday and depressed mood in the evening, but only for employees with high work centrality. Furthermore, daily need satisfaction after work mitigated the indirect relation between work-related boredom and depressed mood in the evening. Based on these findings it can be concluded that work centrality and need satisfaction should be taken into account in order to understand the association between work-related boredom and employee well-being.  相似文献

Drawing on leader?member exchange and crossover theory, this study examines how leaders’ work engagement can spread to followers, highlighting the role of leader?member exchange as an underlying explanatory process. Specifically, we investigate if leaders who are highly engaged in their work have better relationships with their followers, which in turn can explain elevated employee engagement. For this purpose, we surveyed 511 employees nested in 88 teams and their team leaders in a large service organization. Employees and supervisors provided data in this multi‐source design. Furthermore, we asked the employees to report their annual performance assessment. We tested our model using multilevel path analyses in Mplus. As hypothesized, leaders’ work engagement enhanced leader?member exchange quality, which in turn boosted employee engagement (mediation model). Moreover, employee engagement was positively linked to performance and negatively linked to turnover intentions. As such, our multilevel field study connects the dots between work engagement research and the leadership literature. We identify leaders’ work engagement as a key to positive leader?follower relationships and a means for promoting employee engagement and performance. Promoting work engagement at the managerial level may be a fruitful starting point for fostering an organizational culture of engagement.  相似文献
