This study examines the contribution of the psychological contract (PC) framework to the understanding of ethnic minority employees’ employment relationships. First, it tests the generalizability of PC types (transactional, relational, and balanced) observed in the general population to ethnic minority employees. Then, to further address the unique needs and motivators of minority employees, this study considers diversity-related PCs. It adopts social exchange theory to explain how transactional, relational, balanced, and diversity-related PC breaches predict organizational citizenship behavior (OCB). Moreover, it draws insights from social identity theory and examines the mediating role of organizational identification in the relationship between types of PC breach and OCB. Data from 361 Turkish employees working as ethnic minorities in Belgium indicate that relational and diversity-related PC breaches predict OCB partially via organizational identification while transactional and balanced PC breaches directly affect OCB. 相似文献

This research examines the relationships among leader self-concept based dispositional attributes (i.e., self-consciousness, self-monitoring, and purpose-in-life) with ratings of charismatic leadership. Questionnaires were used to collect data from different sources: 64 managers rated themselves on self-concept based dispositional attributes, while 194 subordinates assessed their manager's leadership style. Results indicated that leader private self-consciousness, self-monitoring, and purpose-in-life were positively related to charismatic leadership. Leader purpose-in-life was negatively related to both private and public self-consciousness. Private self-consciousness was positively related to self-monitoring. Results are discussed in terms of their theoretical and practical implications. 相似文献

Organizational identification is an important predictor of workplace behavior. The more strongly an individual identifies with their employing organization, the more motivated they will be to behave in ways that promote its success. In this paper we develop a new approach to fostering organizational identification based on principles of mental simulation. Across seven experiments we demonstrate that imagining positive contact with an organizational leader increases identification with the organization they represent. Experiments 1A, 1B, 2A, 2B, 3A and 3B replicated the basic effect against progressively varied control conditions, utilizing both scenario and field experiments. Experiment 4 demonstrated that as a consequence of heightened organizational identification following the imagined contact task, participants reported greater intentions to engage in organizational citizenship behaviors. We conclude by discussing the potential application of this technique as a simple and effective way for organizations to foster employees' motivation and performance. 相似文献

This study proposes that the extent to which employees have disidentified with their organization might reduce the likelihood that they undertake change-oriented citizenship behavior, though this negative link might be buffered by employees’ access to two personal resources (self-enhancement motive and benevolence) and two contextual resources (citizenship climate and job involvement). To test these theoretical predictions, the study gathers survey data from employees in the telecommunications sector in Canada. The results show that prior organizational disidentification curtails voluntary efforts to improve current organizational practices, but this effect is weaker when employees (1) find it important to make a good impression on others, (2) are benevolent toward others, (3) perceive that their organization encourages voluntary efforts, and (4) are highly involved with their jobs. These four factors accordingly diminish the risk that the extent to which employees have cognitively separated from their employer escalates into a reluctance to add to organizational effectiveness on a voluntary basis. 相似文献

Boredom is an emotional state that has a long history in organizational research. Despite recent changes in technology and the organization of work, boredom remains a part of the experience of work. The available evidence indicates that boredom is associated mainly with negative individual and organizational outcomes. The authors organize the review of the antecedents of boredom around four major themes in the literature: boredom in relation to jobs; individual differences; social context; and goals and coping. The authors conclude that the major challenge for researchers is to provide an integrative account of boredom which subsumes multiple areas of research, and that one most promising avenue for future research requires further attention to boredom in relation to coping processes, pursuit and attainment of personal goals. 相似文献

Perceived organizational support (POS) is viewed as an important explanatory framework for understanding the relationship between employees and the workplace, and is regarded by some researchers as central in understanding job-related attitudes and behaviors of employees. However, less research has taken into account the role of organizational identification, which reflects how individuals define the self with respect to their organization, as a potential influence on such relationships. Drawing on a cross-organizational sample of 238 subordinate-supervisor dyads from the People’s Republic of China, we examined whether organizational identification mediates the effect of perceived organizational support (POS) on work outcomes including turnover intentions, work performance, and organizational citizenship behavior (OCB). Results from the current study showed that organizational identification fully mediates the relation of POS to OCB-directed to individuals, and partially mediates relations between POS and other work outcomes (turnover intention, work performance, OCB-directed to organization). Implications for management theory and practice are discussed. 相似文献

Many people expect their work to provide meaning to their lives, yet the specific organizational factors that can promote meaning in life are not clearly delineated. Drawing on the basic science of meaning in life, in this paper we propose that work entails a host of experiences that foster meaning in life. We begin by defining meaning in life, noting its placement within the broader well-being literature and dispelling common myths about its rarity in people’s lives. After highlighting the myriad benefits of meaning for individuals and organizations, we describe several established sources of meaning in life and their relevance to work. We then examine how work orientations and social demographic factors influence the propensity to seek meaning through work. We conclude with a discussion of future research directions that can better illuminate the predictors and functions of meaningfulness at work. 相似文献

本文研究组织文化、组织学习、核心能力和组织绩效之间的相互影响关系,并以华南地区的139家企业为对象进行实证研究。本文的理论贡献在于证实了:(1)组织文化通过影响组织学习进而影响核心能力;(2)组织学习影响核心能力进而影响组织绩效;(3)核心能力对组织绩效有直接的正向影响;(4)组织文化对组织绩效没有显著的直接影响,但通过组织学习和核心能力的构建间接影响组织绩效;(5)组织学习对组织绩效没有显著的直接影响,但通过核心能力的构建间接影响组织绩效。本文的研究结果对于深刻理解核心能力的形成及正确认识组织文化和学习在组织管理中的作用有重要的借鉴价值。 相似文献

When and how do existential crises, threatening business continuity, stimulate organizational change or cause the opposite—rigid preservation of established business practices? This question remains unresolved, despite three decades of deliberations in the academic literature, which still yields contradicting theoretical arguments and empirical results. One view argues and finds support for the hypothesis that posits an amplified propensity to change within threatened organizations. The other view supports the threat-rigidity thesis, implying reinforcing habitual practices. In this paper, we provide a novel holistic typology of organizational crises and then review the literature on the topic, summarizing existing insights within a theoretical framework comprising three interrelated sequential processes: organizational cognition, decision-making, and implementation. We analyze the gaps in the field's knowledge within each process and propose a research agenda to address these voids. 相似文献

Abstract Employee organizational identification has been proposed and found to be positively related to employee health and well-being. The empirical evidence, however, is not unequivocal, and some authors have suggested possible downsides of identification with the organization as a whole or with a group within it. The potential negative effect of over-identification was tested empirically for the first time in the present paper. Two studies were conducted; Study 1 was cross-sectional and used a sample of Italian law court clerks (N=195) and Study 2 was longitudinal and employed a sample of Italian teachers (N=140 at T2). We proposed a curvilinear mediation model with identification curvilinearly predicting workaholism, and workaholism, in turn, negatively affecting employee well-being. This curvilinear link between organizational identification and workaholism means that workaholism at first decreases with growing identification, but when identification becomes too strong, workaholism increases. The results confirmed our hypotheses, and we discuss theoretical and practical implications. 相似文献

This paper examines the determinants of employees' affective commitment to change in the context of M&As. Based on the group engagement model (Tyler & Blader, 2000, 2003), we predicted that organizational identification with the newly formed organization mediates the positive impact of employees’ overall justice judgments and perceived change favorableness on affective commitment to change. We tested our predictions using data collected during an international merger. After controlling for country effects, results support our hypotheses. Managers make decisions to adopt technological innovations within an organizational context. This research explores the role of organizational climate as it affects the impacts of organizational context on innovativeness. Context refers here to organizational size, slack resources, and organizational age. We analyze three known climate dimensions as moderator variables: risk orientation, external orientation, and achievement orientation. Data describe the adoption of medical imaging technologies by 70 hospitals. Climate measures come from several technology decision-makers within each organization. Technology measures of radicalness and relative advantage are ratings by five outside experts in the use of these 68 technologies. The study also includes the traditional measure that counts the overall number of innovations adopted. Innovativeness is a multi-dimensional composite variable composed of radicalness, relative advantage, and number of innovations adopted. As expected, results show that organizational size and slack are positively related with innovativeness. Hierarchical regression analyses indicate that the climate measures of risk orientation and external orientation interact significantly with the context dimensions of organizational size and organizational age. The model developed and tested in this project explains over 50% of the total variance in innovativeness. 相似文献

Abstract Six scholars in applied psychology wrote thoughtful and provocative reactions to a paper written by the author that presented a case for broadening the content and language of organizational behavior management (OBM) in order to enhance appreciation for OBM in organizational settings and among university faculty and students in mainstream psychology programs. This paper summarizes the follow-up commentaries and adds justification for key points made in the target article. Five topics are addressed: (1) critical distinctions between OBM and industrial/organizational psychology, (2) disadvantages of using negative over positive reinforcement to motivate behavior change, (3) the need to after OBM language in order to increase interest and application, (4) the use of unobservable person state vs. personality traits to explain behavior, and (5) the challenge of improving the education and training of students in OBM programs. 相似文献
