Previous studies on work-family culture have examined its relationship with different employee outcomes (e.g., work-family conflict, job satisfaction, commitment) but neglected one important question; namely, who are most likely to benefit from a supportive work-family culture in terms of positive employee outcomes? The aim of this study was to shed new light on the work-family culture–job satisfaction linkage by examining the moderator effects of gender and parenting status in this relationship. Specifically, we asked whether gender and parenting status would alter the association between work-family culture and job satisfaction. We hypothesized – on the basis of traditional gender roles – that women, and especially mothers, would benefit most from a family supportive organizational culture. We utilized three divergent samples gathered from male (N=768) and female (N=1364) employees in Finland: (1) a female-dominated sample from social and health care; (2) a male-dominated sample from paper industry; and (3) more gender-mixed sample from the ICT company. Work-family culture was described through its positive (work-family support) and negative facets (work-family barriers), whereas job satisfaction was operationalized via a facet-based scale. Hierarchical moderated regression analyses performed separately for the three different organizations revealed that the results for mothers and fathers under the condition of high work-family support differed in the paper mill and the information and communication technology (ICT) company. Thus, in addition to gender, the type of organization also moderated the relationship. Specifically, in the paper mill, mothers benefited more from high work-family support than fathers, whereas in the ICT company the reverse situation held: fathers benefited more than mothers. Thus, high work-family support was associated with higher job satisfaction among mothers in the paper mill and among fathers in the ICT company.  相似文献

The economic, social and cultural contributions of the creative industries are essential elements of many societies and their governments' policies. However, there is growing evidence that precarity, competition and lack of regulation within these industries is exacerbating inequalities with respect to gender, race and class. With a focus on gender and sexual harassment among female workers, this study involved 32 in‐depth interviews with women working in the Netherlands' creative industries. Data were analyzed using content analysis. Findings suggest that sexual harassment is prevalent, and many women considered it to be part of their occupational culture and career advancement. Four factors influenced this phenomenon: competition for work; industry culture; gendered power relations; and the importance of informal networks. Implications include the need for a climate of non‐tolerance, sector‐specific research and guidelines, sensitivity training and further work with unions and professional associations to provide worker protection strategies traditionally undertaken by organizations. The article concludes that effective sexual harassment prevention requires action at the individual, educational, sectoral and governmental levels, beginning with public conversations to convey the message that sexual harassment is never acceptable.  相似文献

Abstract

Workplace stress can be defined as the change in one's physical or mental state in response to workplaces that pose an appraised challenge or threat to that employee. Research has shown that there are a number of factors that contribute to workplace stress. These factors include a toxic work environment, negative workload, isolation, types of hours worked, role conflict, role ambiguity, lack of autonomy, career development barriers, difficult relationships with administrators and/ or coworkers, managerial bullying, harassment, and organizational climate. Should the stressors continue, the employee is at significant risk of developing physiological and psychological disorders that can lead to increased absenteeism, organizational dysfunction, and decreased work productivity. Intervention strategies are discussed to help managers provide support and intervention to employees coping with workplace stress.  相似文献

Despite regulatory efforts to promote gender diversity on boards, women are still severely underrepresented in board leadership in the UK, beyond FTSE 100 companies. Evidence suggests that women, when poorly represented in the workplace, are more likely to suffer discrimination. In this study, we report the first-hand experiences of gender discrimination suffered by female directors and present the process of how they build resilience through developing coping strategies. Such resilience-building processes seem to vary with the length of board experience of female directors. At the outset of their board journey, they adopt avoidant coping strategies of denial and disengagement. However, with experience in boards, they gain the confidence to pursue the active coping strategy of seeking and extending support. This qualitative study is based on 42 elite interviews of board directors and is guided by the resilience theory, in the context of top FTSE boards. The article also discusses the contribution of the study to theory, praxis, and policy.  相似文献

This article investigates appointment cases brought to the Gender Equality Ombud over a ten-year period (1985–94). The study presented here aims to explore gender discrimination in recruitment and why it is so hard to document. An advantage of studying appointment cases brought to the Ombud is that the three parties — the plaintiff, the hiring authority and the Ombud — are all engaged in presenting arguments directly concerning gender discrimination. The two key questions are: how do hiring authorities argue to counter assertions of discrimination? And on what grounds are arguments accepted/not accepted by the Ombud? The cases investigated are divided into three categories: cases from male-dominated organizations, woman-dominated organizations and gender-balanced organizations. How the gender of the candidates has influenced the hiring process can only be read indirectly from most cases; hiring authorities usually argue that it is the concern for personal suitability that has been the decisive factor. In the analysis of the cases three main types of justifications of hiring preferences are identified: ‘continuity’, ‘renewal’ and ‘the woman is unfit’. The decision situation of the Ombud is uncertain in most cases. In many cases the juridical expertise of hiring authorities seems to be decisive. The demarcation line is unclear concerning which arguments should be accepted as impartial and which should be rejected because of vagueness or subjectivity.  相似文献

Society as artifact, meaning society as a thing that is made and imagined, is a central aspect of Roberto Unger's constructive social theory. This article develops Unger's social theory, specifically his notions of organizational hierarchy, discourse, and organizational change, and applies it to an understanding of gender relations at work. Constructive social theory is defined with a focus on the instrumental concept of formative context. A critical perspective of Unger's constructive social theory is also presented to illustrate its strengths, challenges and limitations. Drawing on literature from a variety of sources and perspectives, organizational hierarchy, organizational discourse, organizational change and gender relations are viewed through a formative context lens. The concept is then applied as a framework for organizational change through change in organizational discourse, specifically language. Change in organizational discourse through language is utilized as a means of improving gender relations: in particular, the advancement of women in organizations.  相似文献

Through a qualitative analysis of gender‐inclusive meetup groups in the US technology sector, this article offers a theory of postfeminist communities to identify how community organizing can take a postfeminist turn. Gender‐inclusive meetups are public, often free groups or organizations where participants have access to training, mentorship and support. Groups import postfeminist values of choice, empowerment, individualism and entrepreneurship into their community organizing efforts to address workplace gender inequities. Groups employ three strategies to improve the status of women and non‐binary people in the tech industry: (i) organizing a supportive community rooted in professionalism and entrepreneurialism; (ii) offering skills development in a safe environment; and (iii) training participants on how to take individual action against discrimination. While postfeminist communities are able to successfully cultivate supportive groups of participants who organize outside of the workplace, strategies focused on individual‐level changes ultimately do little to disrupt organization‐level gender inequities.  相似文献

During the last years, harassment experiences have more often than earlier been included in the framework of work stress, thereby being seen more as a result of how the work organisation function rather than being a result of poor characteristics among individuals. The aim of the present study was to examine the relation between sexual harassment, gender discrimination, bullying, conflicts and informal decision structures. The study took place at a large university in the northern part of Sweden, and data was collected by a questionnaire. Lack of equality and conflicts were significantly related to sexual harassment among women, but none of the studied factors to sexual harassment among men. Common among both women and men were that gender discrimination, bullying, conflicts, being negatively affected by informal decision structures, that women are given preferential treatment and lack of information were related to poor health. To summarise, the results in the present study support earlier studies in their conclusions that work organisation is closely related to the occurrence of harassment. This is especially important to point out when planning for interventions against for example sexual harassment, which very often focuses on the harassed individual, rather than the organisation.  相似文献

This article examines how cultural contexts influence the demonstration of resilient behaviors of women senior managers in large organizations. We compare the experiences of Malaysian and Australian women overcoming key challenges and obstacles in their career journeys by engaging in the resilience strategies of network leveraging, learning, and adaptability. Our findings reveal the unique, complex, and contextual nature of career resilience, and show how resilience can be demonstrated, often differently, across culture and context. Our study adds to the existing body of literature in the areas of careers, gender in the workplace, and resilience, by highlighting how senior women sustain and navigate their career paths within the constraints of their socio-cultural contexts. Practical and scholarly implications are discussed.  相似文献

The literature on women in STEM areas displays the barriers that women face at scientific workplaces, showing important interaction where they do and undo gender. However, there is a lack of research about the extent men and women do and undo gender in networking environments. This is a participant observation at Human-Computer Interactions annual conferences in a mainly male-dominated environment. It explored how researchers are ‘doing’ and ‘undoing’ gender focusing on two main dimensions: the gender roles adopted by men and women during the presentations and social activities, and the gender contents exposed in their research talks. A first result shows that sex and gender issues are trivialized in research contents by both men and women researchers. A second result reveals that men and women unintentionally and successively ‘do’ and ‘undo’ gender as a strategy to fit into a neutral and accepted identity of engineering and computer scientists.  相似文献

This research investigates women's experiences of sexual harassment in three different organizations in the same New Zealand town. Women working at the local meat‐processing plant, a retail store and a local bank were interviewed about their personal experiences of sexual harassment. The interviews revealed that sexual harassment took different forms and was interpreted and responded to differently in each organization. Women at the meatworks were often socially isolated from other women and had few effective strategies for combating the verbal and physical harassment collectively perpetrated by male employees. In contrast, women at the store had a range of collective coping strategies which enabled them to regard harassment from fellow‐workers and customers as an irritant rather than a serious threat. Women at the bank also had various collective coping strategies, but were more constrained by customer service norms in the organization. These findings are discussed in relation to three key themes; firstly, the influence of the local environment on organizational life; secondly, the effects of differing organizational structures and cultures on the expression and interpretation of sexual harassment and thirdly, the effectiveness of the various ‘communities of coping’ which women develop to combat sexual harassment in the workplace.  相似文献

The intersection of race and gender discrimination has resulted in the pervasive under-representation of women of color (WOC) in science careers, with research identifying that microaggressions are a key contributory factor to the imbalance. This study aims to compare individual experiences of microassaults, microinsults, and microinvalidations with institutional responses, thereby outlining the disconnects between the perspectives of minoritized scientists and those in positions of power. This paper draws on a constructivist paradigm to compare the experiences of women of color scientists with organizational representatives through 31 interviews conducted in science research organizations in the United Kingdom. The results find that organizational understandings of microaggressions differ substantially from those of WOC scientists. Furthermore, organizational responses favor policy-based solutions that fail to address the slippery and deniable nature of microaggressions. The paper concludes that, contrary to the more prevalent popular diversity initiatives, a greater belief in the testimony of WOC scientists amplified by institutional responses that empower their identity as scientists would be more effective strategies to reduce the sense of shame and isolation caused by subtle forms of discrimination.  相似文献

As many nonprofit organizations struggle to maximize the use of their resources while simultaneously handling more complex social problems, creativity becomes especially important. It is the necessary first step required for innovation, which provides agencies with the upper hand in many areas of organizational management. It has been suggested that certain work environments can contribute to increased levels of creativity. So it is important that the managers of nonprofit organizations have tools that allow them to develop a work context that enhances employee creativity. This article presents a study where one such tool—concept mapping—was used in the process of transforming a work environment. Qualitative and quantitative data showed that the transformation efforts contributed to major changes in the organization's culture, leadership's attitudes and behaviors, coworker relationships, and the physical work environment, which in turn contributed to positive organizational outcomes.  相似文献

Deploying a multidimensional framework focusing on individual, organizational and societal factors, we investigate gendering practices through which women entrepreneurs become disadvantaged in the technology sector. Through qualitative fieldwork, we focus on women entrepreneurs' experiences networking to access valuable entrepreneurial resources and examine the role of technology incubators and accelerators in facilitating this access. These organizations have the potential to mitigate gender inequities by adopting gender‐aware practices such as increasing access to networks and resources that might otherwise be unreachable for women technology entrepreneurs. Focusing simultaneously on the complex intersections of networking, organizational practices at incubators and accelerators, and institutionalized gender norms in society, we outline how different gendering practices work separately and in tandem to marginalize women technology entrepreneurs. We observe that these organizations engage in ‘gender neutral’ recruitment practices and promote transactional networking which result in the replication rather than eradication of gender inequality. Moreover, organizational attempts to address ‘gender issues’ as they relate to technology entrepreneurs re‐inscribe rather than disrupt societal gender norms. Our research offers new insights for understanding the interrelated individual, organizational and societal factors contributing to gender inequality in technology entrepreneurship and provokes discussion on the possibilities for social change.  相似文献

Cet article explore les expériences et les perceptions ltées au harcè-lement sexuel, qui sévit parmi les athlètes féminines entraînées par des hommes, au sein de l'élite sportive, haut lieu du règne masculin. À partir des témoignages de 32 athlètes féminines, l'article se concentre sur les interprétations que font les femmes des compor-tements dont elles sont les victimes, et situe leurs expériences dans le contexte plus large de la discrimination et du harcèlement fondés sur le sexe, qui conditionnent en grande partie leur expérience du sport. L'article envisage la possibilité de remettre en question le harcèlement sexuel dans le milieu sportif en modifiant les conditions dans lesquelles les femmes pratiquent le sport. This paper explores the experiences and perceptions of sexual harassment among women athletes coached by men in the male-dominated world of elite sport. Drawing on interviews with 32 female athletes, we focus on the women's own interpretations of the behaviours they encounter, and locate their experiences of sexual harassment within the broader context of gender harassment and discrimination which shapes much of their experience in sport. Sexual minority women were divided into four groups to study their gender identities (butch and femme), and gender expression (traditionally gendered and non-traditionally gendered women who do not identify as butch or femme). Experiences of heterosexist events (discrimination, harassment, threats of violence, victimization, negative emotions associated with these events), mental health (self esteem, stress, depression), and supports for a sexual minority identity (social support, outness, internalized homophobia) were examined across these groups. Findings suggested that butch-identified women experienced more heterosexist events than femme women or women with non-traditional gender expressions. This article discusses the African American lesbian gang, DTO (Dykes Taking Over), as an example of a student-initiated strategy for dealing with homophobic bullying in an urban American school district. A series of alleged incidents of same-sex sexual harassment by gang members on heterosexual students illustrate how lesbian/bisexual threat was used by these women to re-establish a power differential after they experienced bullying based on their sexuality and gender expression. This article considers how these students were reacting, perhaps preemptively and in retaliation, to homophobia in their schools, particularly from their peers, forming gangs and using same sex sexual harassment of other students as a weapon against homophobia and a means by which they could assert themselves in their masculinities, not unlike their male peers who experience same sex bullying and/or harassment and use anti-female sexual harassment to assert their masculinity. Intersections of gender, race, ethnicity, class, and sexuality frame several major questions that arise from these considerations, including: Might their masculinities be uniquely related to their performances of bullying? (How) could homophobic bullying be framed with sexual harassment in both policy and practice? Would this framing benefit or harm students who are bullied? How would/does that change the way we can handle it in schools (i.e., school policies), if at all? Implications for school-based practitioners are discussed with regard to how these students' behavior might be the result of a lack of programs and services available for LGBTQ and same gender loving youth both in and after school.  相似文献

Research regarding the roles of women in society and in political and social organizations is large, with scholars focusing on the likelihood of political and social engagement. However, few of these studies examine the influence of gender on participation in voluntary organizations by utilizing cross-national data. This study intends to analyze the influence of gender on the type of organization that an individual volunteers and on whether these volunteering habits are influenced by the gender equality in a country. Is there segregation in the type of organizations men and women volunteer? Do women in more gender equal societies have similar volunteering patterns as men, or does the difference continue in volunteering? For this study, we use the World Values Survey from 1999 to 2002, to identify the differences in the types of organizations that men and women volunteer and discuss the impact gender equality has on these volunteering patterns.  相似文献
