以往关于发展性支持与离职意向关系的研究结果不一致。因此,本文引入人-职匹配与职业自我管理作为两者关系的调节变量。研究发现,能力匹配和职业自我管理都调节两者的关系。对于能力不匹配的员工,发展性支持对其离职意向有负向预测作用;然而,发展性支持则与能力匹配个体的离职意向不呈相关性。对于职业自我管理倾向高的个体,发展性支持与离职意向的相关性不大,而对于职业自我管理倾向低的个体,发展性支持会转化为组织支持感,负向预测员工的离职意向。最后,人-职匹配与职业自我管理共同调节两者的关系。本文的研究结果为企业的人力资本投资策略提供了一定的启示。 相似文献

笔者以122名国企员工为研究对象,考察了工作-家庭冲突、组织支持感与组织承诺的关系。层次回归分析结果发现:工作-家庭冲突对员工组织承诺有负向影响;组织支持感在工作-家庭冲突与组织承诺之间有调节作用,对组织支持感高的员工来说,工作-家庭冲突对组织承诺的负向影响相对较弱。本研究揭示了工作-家庭冲突与组织承诺的边界条件,对国有企业人力资源管理有一定的启示意义。 相似文献

组织在适应性和协作性方面所展现的能力,一直是组织理论和战略管理领域关注的问题之一。本研究尝试探讨战略控制和财务控制两种不同的控制机制与组织能力之间的关系,并基于组织情境的视角,具体剖析不同维度的情境状态在控制机制与组织能力之间的中介作用,以深化对控制机制影响组织能力路径的认识。通过本文的研究得出以下结论:战略控制机制、财务控制机制都不直接作用于组织适应性能力和协作性能力的提升,而须通过组织情境的中介作用发生影响。具体而言,战略控制机制可以完全通过信任情境的中介作用而提升组织适应性能力,但支持情境并不承担中介作用;财务控制机制可完全通过纪律情境的中介作用而提升组织的协作性能力,但拓展情境也不在其中承担中介作用。最后讨论了本研究的主要贡献、实践意义以及未来的研究方向。 相似文献

运用问卷调查方法,研究了自我职业生涯管理(ICM)以及职业承诺对职业生涯成功的影响及其影响机制。职业生涯成功包括职业生涯竞争力和满意度2个因素,通过对IT行业员工调查所获得的315份有效问卷的数据分析,发现在控制了人口学变量后,ICM和职业承诺仍然对职业生涯成功有预测作用,而且职业承诺的影响部分地通过ICM中介影响职业生涯成功。 相似文献

The concept of the protean career has been discussed in the career development field over the last three decades. The main purpose of this study was to conduct an empirical assessment of the individual protean career attitude and investigate the relationships between the protean career attitude and other variables such as organizational learning climate, individual career-enhancing strategy and work orientation. The hypotheses were investigated through a correlation and a path analysis of data from 244 employees of a Korean financial company. The results provide useful information on the direct effects of career-enhancing strategy and work orientation on the protean career attitude. Subjective probabilities are central to risk assessment, decision making, and risk communication efforts. Surveys measuring probability judgments have traditionally used open‐ended response modes, asking participants to generate a response between 0% and 100%. A typical finding is the seemingly excessive use of 50%, perhaps as an expression of “I don't know.” In an online survey with a nationally representative sample of the Dutch population, we examined the effect of response modes on the use of 50% and other focal responses, predictive validity, and respondents’ survey evaluations. Respondents assessed the probability of dying, getting the flu, and experiencing other health‐related events. They were randomly assigned to a traditional open‐ended response mode, a visual linear scale ranging from 0% to 100%, or a version of that visual linear scale on which a magnifier emerged after clicking on it. We found that, compared to the open‐ended response mode, the visual linear and magnifier scale each reduced the use of 50%, 0%, and 100% responses, especially among respondents with low numeracy. Responses given with each response mode were valid, in terms of significant correlations with health behavior and outcomes. Where differences emerged, the visual scales seemed to have slightly better validity than the open‐ended response mode. Both high‐numerate and low‐numerate respondents’ evaluations of the surveys were highest for the visual linear scale. Our results have implications for subjective probability elicitation and survey design. 相似文献

Deviations from requirements during the product development process can be considered as glitches. Fixing glitches, or problems, during the product development process consumes valuable resources, which may adversely affect product development time and hamper the firm's goal to pursue a first‐mover advantage. It is posited that an integrated organizational response can diminish incidences of glitches and improve the ability of the firm to respond to engineering changes, subsequently leading to improved market success. This organizational response frequently includes heavyweight product development managers who are seen as essential catalysts for internal integration. Though internal integration is vital, it is equally important to integrate with customers and suppliers alike because such network partners can provide access to information, knowledge, and unique and complementary resources that are otherwise unavailable to the firm. Findings, which are based on a sample of 191 product development projects in the automotive industry, suggest that some integration routines have a positive impact on product development outcomes and market success, while other routines can in fact hamper the collective effort. 相似文献

本文基于内部营销视角,揭示内部服务质量的各个组成因素之间的关系以及内部服务质量对关系质量的影响,进而探索内部服务质量、关系质量对内部顾客忠诚的影响机制。通过对某电信企业内部238份员工样本的采集分析,提出并验证内部服务质量(含实体环境质量、交互质量和结果质量)、关系质量(含内部顾客信任、满意)对内部顾客忠诚的影响机制整合模型。研究发现,内部服务质量的三个维度之间确实存在层级叠加作用,而服务质量则会通过信任这一中介变量影响内部顾客的满意、承诺。内部关系质量的三因素中,内部顾客的承诺水平对内部顾客的忠诚度有直接正向影响,提高对内部顾客的承诺水平是提高内部顾客忠诚度的关键。 相似文献
