Abstract

This study examined the associations of work–home culture with (a) demographic and organizational characteristics, (b) the use of work–home arrangements, and (c) negative and positive work–home interaction, among 1,179 employees from one public and two private organizations. Substantial support was found for a 2-factor structure of a work–home culture measure differentiating between “support” (employees’ perceptions of organization's, supervisors’, and colleagues’ responsiveness to work–family issues and to the use of work–home arrangements) and “hindrance” (employees’ perceptions of career consequences and time demands that may prevent them from using work–home arrangements). This 2-factor structure appeared to be invariant across organizations, gender, and parental status. Significant relationships with organizational characteristics, the use of work–home arrangements, and work–home interaction supported the validity of these two cultural dimensions. It is concluded that if employers want to minimize work–home interference, to optimize positive work–home interaction, and to boost the use of work–home arrangements, they should create a work–home culture that is characterized by high support and low hindrance.  相似文献

This paper reports on the stepwise development of a new questionnaire for measuring work-home interaction, i.e. the Survey Work-home Interaction—NijmeGen, the SWING). Inspired by insights from work psychology, more specifically from Effort-Recovery Theory (Meijman & Mulder, 1998), we defined work-home interaction by differentiating between the direction and quality of influence. Four types of work-home interaction were distinguished and measured by using 22 (including 13 self-developed) items. By using data from five independent samples (total N=2472), validity evidence was provided based on the internal structure of the questionnaire. The results showed that the questionnaire reliably measured four empirically distinct types of work-home interaction, and that this four-dimensional structure was largely invariant across the five samples as well as across relevant subgroups. Validity evidence was also provided based on the relations with external (theoretically relevant) variables (i.e. job characteristics, home characteristics, and indicators of health and well-being). The results generally supported the hypothesized relationships of these external variables with negative work-home interaction. Less support was found, however, for the hypothesized relationships with positive work-home interaction. This contributes to current literature as it employs a relatively broad conceptualization of work-home interaction and offers a promising tool that measures its multiple components across a wide variety of workers.  相似文献

Few studies have investigated the extent to which the effects of work stressors on strain change over the duration of employees' job incumbencies. Drawing on Karasek's (1979) job demands-control-support model, the current study examined the moderating influence of job tenure (experienced versus novice worker status) on stressor-strain relations. Using a sample of 422 experienced and 248 beginning schoolteachers in Australia, job factors and job strain were assessed on two occasions, 8 months apart. Analyses revealed that the three job factors were each correlated with strain as predicted, although the (elusive) demands×control interaction effect was evidenced amongst “new-start” teachers only. The findings provide mixed support for Karasek's model, and draw attention to the need to consider the role of job tenure and career stage in studies of work stress, as work stressor-strain effects may be routinely underestimated in research that ignores these factors.  相似文献

ABSTRACT

This one-year follow-up study among 1,421 male nurses from seven European countries tested the validity of the Effort-Reward Imbalance (ERI) model in predicting prospective vital exhaustion and work-home interference. We hypothesised that effort and lack of reward would have both main and interactive effects on future outcomes. Results of structural equation modelling (SEM) showed that effort was positively related to exhaustion and work-home interference, both simultaneously and over time. Lack of reward predicted increased exhaustion at follow-up, but effort-reward imbalance did not influence the outcomes. Additionally, Time 1 exhaustion predicted increased work-home interference and exhaustion at follow-up. These results do not support the ERI model, which postulates a primacy of effort-reward imbalance over main effects. Instead, the findings are in line with dual path models of job stress and work-home interference. Multi-group SEM showed partial cross-cultural metric invariance for the ERI measure of effort, but the ERI measure of rewards showed no metric measurement invariance, indicating its meaning is qualitatively different across cultures. Nevertheless, the main conclusions were markedly similar for each national sub-sample. We discuss the theoretical and practical implications of our study.  相似文献

To help employees better balance work and family responsibilities, organizations are increasingly offering a variety of work–family programmes. However, anecdotal reports suggest that employees without spouses or children perceive that they receive fewer organizational benefits and bear greater burdens than their married or parent counterparts. By providing a more ‘family‐friendly’ work environment, organizations may foster perceptions of inequity in people without families (single adults without dependent children, SAWDCs), possibly resulting in lower job satisfaction and other work‐related outcomes. Using a sample of 454 employees of a professional services firm, we examined attitudinal differences between individuals with and without families. Findings suggest that SAWDCs and non‐SAWDCS differed in terms of age, organizational level, use of flexible work arrangements and firm tenure. However, we found no differences in hours worked, job involvement, job satisfaction or organizational commitment. Interestingly, SAWDCs had more favourable perceptions of the organization's work–family culture than non‐SAWDCs, suggesting that those who do not utilize family‐friendly benefits view them more favourably than those who actually need or use the benefits. In addition to identifying directions for future research, we offer suggestions for organizations, including taking a more universal approach to benefits to the advantage of all employees.  相似文献

Management research exploring the role of national culture on topics such as management style, strategy, and firm performance can broadly be divided into two categories. Studies that attempt to compare and contrast the impact of culture on organizations in different cultures have been labeled as “National Character” studies. These studies attempt to determine how specific cultural attributes affect actions, strategies and performance. The second type of culture study focuses on the interactions between two firms embedded in different national cultures. These studies look at the impact of “Cultural Distance” on the ability of organizations to successfully interact. It is this latter area which is becoming increasingly important to technology management in the “Flat World” of the 21st Century. An area of concern for investigators and practitioners is the possible linkage between stressful workplace events and alcohol use and abuse; however, work in this area, specifically testing a “spillover hypothesis,” offers inconclusive evidence of a relationship between many work-based stressors and alcohol use. Using a three-wave panel sample (N=455) from a large US industrial firm that has undergone numerous downsizing events in the last decade, four alternative causal hypotheses using fully cross-lagged three-wave mediational latent factor models were compared via structural equation modelling. Separate models were analysed for layoff experience and job security perceptions; a motivational factor, escape reasons for drinking, was included in each model. We found large autoregressive effects for problem alcohol use in the stability models. One reason for weak support for spillover models may be that problem alcohol use is more stable over time than previously theorized. All alternative causal models fit the data well; however, the only model comparisons showing significant improvement over the stability models were those including reverse paths. Reverse causal models should be explicitly considered when examining the link between alcohol problems and the workplace. We suggest that, for some workers, problematic alcohol use may be antecedent to, rather than a consequence of, stressful workplace experiences.  相似文献

Abstract

The consideration of cultural issues has become increasingly important in scholarly inquiry and explorative practice in international human resource development (HRD). We review and explore the core characteristics of Confucian-based culture in relation to organizations and unfold how these Confucian values may affect organizational and management practices in China and other Asian countries. Five major aspects of Confucianism are examined. They are: (a) hierarchy and harmony, (b) group orientation, (c) guanxi networks (relationships), (d) mianzi (face) and (e) time orientation. The impact of these values on management practices in the Chinese organizational context is presented in four areas: (a) working relationships, (b) decision-making processes, (c) ruling by man (ren zhi) instead of by law (fa zhi) and (d) HR practices. Transformational leadership (TFL) climate describes the degree to which leaders throughout an organization engage in TFL behaviors. In this study, we investigate performance linkages, mechanisms, and boundary conditions of TFL climate at the organizational level of analysis. In a sample of 158 independent organizations, 18,094 employees provided data on TFL climate, positive affective climate, trust climate, and employees' task performance behavior and organizational citizenship behavior. In addition, human resource managers rated overall employee productivity. Study results yielded a pattern of moderated mediation for overall employee productivity and employees' aggregate task performance behavior, in that an organization's TFL climate was indirectly (through positive affective climate) related with these outcome variables under conditions of high trust climate, but not under conditions of low trust climate. Further, we found an organization's TFL climate to indirectly relate with employees' aggregate organizational citizenship behavior through positive affective climate, largely independent of the level of trust climate.  相似文献

ABSTRACT

Based on person–organization fit theory, this article moves beyond theories of motivation and social exchange relationships that have often been used in commitment literature. This article contributes to understanding perceptions of organizational culture (OC) and affective commitment (AC) through perceptions of a learning organization (LO). Such understanding helps to tackle current commitment issues in Malaysia through strategic human resources development (HRD) planning and deploying organization development activities. We examined: (a) the extent to which organizations with an embraced LO mediated OC and AC, (b) the most influential component of OC in promoting employee AC, and (c) the most important component of LO for influencing OC and AC. We obtained 516 respondents (64.5% response rate) in selected Malaysian private organizations. It was concluded that LO mediated the relationship between OC and AC. Respect for people was an influential factor of OC for AC, while empowerment played a significant role in LO culture mediating the relationship between OC and AC. HRD practitioners should strategically plan organizational activities, norms, and policies that promote organizational learning processes and a learning culture to enhance AC.  相似文献

Authentic leadership (AL) and positive organizational behavior (POB) are two important emerging approaches in the organizational sciences. To date, published work on AL and POB has been primarily leader-focused and based on individual differences. In this article, after verifying this individual-level focus via content coding of AL articles, AL and POB are explicated and integrated using a meso, multi-level perspective. Essentially, viewed in terms of multiple levels of analysis, AL promotes various multi-level “primary” criteria and outcomes of POB that, in turn, enhances various multi-level “secondary” criteria and outcomes of performance. Direct effects of AL on performance at multiple levels of analysis also are plausible. Implications for future meso perspectives on leadership theory and research in general and on AL and POB in particular are discussed.  相似文献

The paper examines developments that led to the termination of California’s major state-run international trade programs managed by the now defunct Technology, Trade and Commerce Agency and provides perspectives on future policy options. Study findings indicate that what the academic literature refers to as “theory failure” and “implementation failure,” along with deficiencies in leadership and organizational culture, must be seen as the major reasons for the programs’ elimination.  相似文献

Firms are becoming increasingly sophisticated in their technology strategies and are procuring know-how through a variety of collaborative methods including licensing agreements, joint ventures, minority investments, and equity acquisitions. This paper examines the relationship between an organization's learning capability and inter-organizational collaboration in acquiring technological competencies. Organizational learning is posited to be a mediating mechanism through which technological competencies are developed via varying levels of organizational interaction. A general model is developed which suggests an “efficient fit” relationship between an organization's ability to learn, characteristics of the technology, and mode of inter-organizational collaboration. The concept of a “learning gap” is introduced, and managerial implications are suggested. Finally, propositions are developed to facilitate future empirical research.  相似文献

The purpose of this study was to determine the relationship between organizational members' perception of learning culture and the concerns about the innovation, and the influence of these factors on the use of one innovation (ISO 9000) in the Malaysian public sector. This study was guided by the Concerns-Based Adoption Model (CBAM) (Hall and Hord 1987) and the dimensions of the learning organization (Watkins and Marsick 1993, 1996b). The study involved 628 people from eleven government agencies that had been using the new system for at least a year. The study provided a model for operationalizing the assertions and theories of both organizational development and learning organization scholars especially that a more adaptive learning-oriented culture would facilitate the implementation of change. The examination of learning culture facilitated the understanding of how members within the organization perceived their learning culture, and subsequently its relationship to their use of the innovation. The analysis of concerns illustrated the fit between the innovation and feelings and perceptions of the individual members about the innovation. On an individual organizational basis, the regression analyses showed that the model was able to explain the variance in use of innovation in each organization. However, a comparison of regression weights across the organizations told a very different story. The results showed that the combination of variables that explained the use of innovation varied radically from organization to organization. The findings raised questions about appropriate levels of analyses for such studies. The study suggests that theories that try to explain organizational innovation implementation be tested across organizations and take into account organizational context. Otherwise, they could lead to inaccurate conclusions.  相似文献

This study examines a Korean firm, the Samsung Corporation, to find out: What are the characteristics of the organizational innovations in the era of globalization? What are the consequences of the organizational innovations? What problems does the company face in implementing them? And what are the remedies to overcome those problems? The company has made efforts in three ways: 1. operating teams; 2. flattening of hierarchy; and 3. networking. These three innovations were interrelated and can be often observed in a single organization which is labelled a “Clustered Web” organization. This study tests the core hypotheses of Karasek's job demand-control model: high job demands (workload) in combination with low job control (autonomy) increase strains (job dissatisfaction; strain hypothesis), whereas high job demands in combination with high job control increase learning and development in the job (here: learning new skills in the first job; learning hypothesis). These hypotheses are tested in two ways: (a) the mere combination of both job characteristics is associated with the expected outcomes, and (b) a statistical interaction between both job characteristics in predicting the outcomes is expected. A large dataset (n=2,212) of young workers in their first job was used to test all hypotheses. As young workers are presumably still in the process of adjusting themselves to their work environment, we expected that the effects of work characteristics on work outcomes would be stronger for this group than for more experienced workers. The results confirm both the strain and the learning hypothesis. We found a combined effect of both job characteristics, as well as a statistical interaction between both variables. The lowest level of job satisfaction was found in the “high strain” job, whereas the highest increase in skills was found in the “active” job. The consequences of these findings for theory and practice are discussed.  相似文献

In this paper, we present what we call an “active case study” and we theorize specifically on the relevance hereof for an exploration of power distance (as conceptualized by Hofstede (Culture's Consequences: International Differences in Work-Related Values, Sage, Beverley Hills, CA, 1980)). As Hofstede conceives it, the notion of “power distance” enables an understanding of the predominant ideas about inequality prevalent in a (national) culture, which in turn infuse work relationships. An active case study approach—as we elucidate in the paper—implies an acknowledgement on the part of those organizing the research of the manner in which their intervention might affect the way “respondents” experience their work relationships. We suggest that our proposed active case study approach offers novel possibilities for exploring power distance and should be added to the repertoire of approaches used to examine this in organizational life. We develop our argument in this regard by offering a detailed account of the application of this approach to a Taiwanese organization (the Kaohsiung Harbor Bureau in Taiwan).  相似文献

For today's managers, striking a sound work?home balance is an important matter. In this paper we investigate the relationship between organizational culture and work‐to‐home spillover. Two types of organizational culture, supportive and innovative, were compared with regard to work‐to‐home spillover. We measured work‐to‐home spillover with the help of positive and negative work?home interference measures: negative work?home interference was divided into strain‐based negative work?home interference and time‐based negative work?home interference. A total of 418 alumni of two Dutch business schools completed a questionnaire. The data were analysed by means of confirmatory factor analysis and structural equation modelling. Findings showed that a supportive culture explained most of the variance in positive work?home interference and strain‐based negative work?home interference. The relationships between a supportive culture and positive and strain‐based negative work?home interference were fully mediated by flexible work?home arrangements. Flexible work?home arrangements explained the variance in time‐based negative work?home interference, while no relationship was found between supportive culture and time‐based negative work?home interference. Innovative culture was positively related to positive work?home interference and time‐based negative work?home interference. The outcomes suggest that a supportive culture, expressed in flexible work?home arrangements, can enhance positive spillover from the work domain to the home domain and diminish negative spillover. We suggest that improving the work?home interface may attract and retain valued managers.  相似文献
