投资型人力资源管理系统与企业绩效的关系研究   总被引:2,自引:0,他引:2  
本文根据对中国116家企业的人力资源实践状况的调查结果,分析了人力资源管理实践与企业绩效之间的关系.本文通过因素分析.揭示了投资型人力资源管理系统的内容结构,同时基于人力资源实践的组合,划分了高低水平人力资源实践组别并对其进行了比较.接着本文进行了相关分析和回归分析,分析投资型人力资源管理系统、人力资源战略整合与企业绩效之间的关系.研究发现,企业绩效不仅与部分人力资本投资活动存在积极的联系.而且与人力资源管理系统和企业战略的整合程度有关.论文的研究结果增加了我们在高绩效工作系统方面的知识.为当前我国企业的人力资源管理实践提供了重要的启发.  相似文献

本文从组织学习角度分析了人力资源管理对企业绩效的作用,并且检验了组织学习导向的人力资源管理实践与企业绩效之间的关系.对130家企业的数据分析表明,不同维度的人力资源管理实践与企业绩效之间存在显著的正相关关系,表明人力资源管理可以通过推动企业的组织学习而获得竞争优势.  相似文献

破解人力资源管理系统影响企业绩效的机理是战略人力资源管理研究领域的核心问题。基于164家高新技术企业的调查数据,采用层级回归模型检验了人力资源管理系统与企业绩效间的复杂性机理。结果显示,人力资源管理系统对企业绩效的正向直接效应显著,影响二者关系的外生变量是创新战略非高管价值观;人力资本在二者关系间的中介效应不显著,但以组织氛围为控制变量时中介效应有了显著提高;"组织氛围调节下的人力资本中介作用模型"很好地刻画人力资本发挥中介效应的机理。研究结果强化了我们对人力资源管理系统与企业绩效关系机理的认知,同时为高新技术企业管理者在实践中管理员工提供了有益启示。  相似文献

本文首先对社会转型期的中国管理情境进行了分析,在此基础上构建了中国企业的高绩效人力资源管理系统.研究表明,中国企业的高绩效人力资源管理系统既包含一些以承诺为导向的西方高绩效工作实践,也包含一些以控制为导向的本土人力资源实践,这种承诺和控制相结合的人力资源管理系统与中国企业的绩效之间存在显著正相关.研究结果还表明,员工竞争流动和纪律管理、结果导向的考核、严格的员工招聘等方面的人力资源实践对中国企业绩效的影响非常显著,而员工参与管理、广泛培训、内部劳动力市场、信息分享等典型的西方高绩效工作实践对中国企业绩效的影响相对较弱.研究结果说明,人力资源管理系统的有效性不能脱离特定的管理情境和经济社会发展阶段.  相似文献

本文选择4家中国创业板上市公司作为研究样本。采用规范的多案例研究方法,分析影响中国创业板企业业绩的因素,研究发现:现阶段创业板上市公司高绩效人力资源管理系统并不能单独影响企业绩效,通过高绩效人力资源管理系统形成的自主创新能力对企业绩效的影响会受外部环境的影响。当企业外部环境稳定时,通过高绩效人力资源管理系统形成的自主创新能力就会提升企业绩效;反之会降低企业绩效。此外,研究还发现,自主创新过程控制能力是自主创新投入能力转化为产出能力的关键。可见,创业板上市公司业绩受高绩效人力资源管理系统与企业的外部环境、内部自主创新能力等各变量的相互匹配程度的影响。以上研究结论既为中国创业板上市公司保持创新性和成长性提供了实践依据,又有利于本土战略人力资源管理理论的发展。  相似文献

企业国际化中人力资源实践如何影响绩效,既是一个国际企业管理问题,更是人力资源管理领域的中心问题;因为任何一种国际化战略的成功都离不开恰当的人力资源管理方式,而成功的跨国公司对人力资源管理的导向选择也主要取决于它能否更好地支撑其国际化战略的实施.本文以100家在华跨国企业为研究样本,在战略国际人力资源管理(SIHRM)的框架下,将人力资源管理系统和国际化程度对企业绩效的影响作为主要研究问题,构建层级回归模型,通过实证检验考察人力资源管理与企业绩效的关系.研究结果表明,企业绩效不仅同人力资源管理与企业战略的整合程度有关,而且同人力资源管理系统与国际化程度之间存在积极的联系.该研究结论为中国企业在国际化过程中如何实施有效的战略国际人力资源管理以提升组织绩效并获取持续竞争优势提供借鉴与参考.  相似文献

本文将战略人力资源管理中关于人力资源管理与企业绩效关系的研究总结为三种不同的理论模式:根据最佳实践模式,一些HRM活动是普遍有效的,组织采用这些最佳的HRM活动就会获得相当好的绩效;在权变模式里,HRM活动的效率是随着企业战略等因素而变化的,组织采用适合于其战略的HRM活动将更有效率;在形态模式里,HRM活动通过内部匹配形成特定的HRM系统形态,HRM系统与组织战略等因素的外部匹配会对组织绩效产生重要影响。  相似文献

Using a field survey and company data of 170 firms in Singapore, we tested an integrated theoretical model relating CEO transformational leadership (TL), human–capital-enhancing human resource management (HRM), and organizational outcomes, including subjective assessment of organizational performance, absenteeism, and average sales. We found that human–capital-enhancing HRM fully mediates the relationship between CEO transformational leadership and subjective assessment of organizational outcomes and partially mediates the relationship between CEO transformational leadership and absenteeism. Cross‐border acquisitions are growing in volume and global economic importance, yet a considerable number end in failure. Many of these failures may be linked to people management‐related issues. We extend this stream of research by investigating the impact of the acquirer's aggregate human resource management (HRM) quality on cross‐border acquisition divestment. Our empirical analysis uses a panel database of 4128 cross‐border acquisition/year observations and an event history design. The findings confirm a curvilinear relationship and suggest that acquisition failures are not merely associated with poor HRM quality, but also with very high levels of HRM quality, that is, with both extremes. Moreover, our results show that financial slack has a significant moderating effect on the curvilinear relationship between HRM quality and the likelihood of acquisition divestment. Overall, our study reveals boundary conditions for the widely demonstrated positive relationship between HRM quality and organizational performance in an acquisition context.  相似文献

This article explores the relationship between internal reputation management, HRM, and employee voice. Drawing on qualitative data from 25 medium-size and large Norwegian organizations, we find that organizations pursue a desired reputation through a single, official corporate voice by discouraging prohibitive employee voice through technocratic control and coercive HRM practices. The emphasis on technocratic control and coercive HRM occurs despite the widely held belief in reputation and branding literatures that employees should be committed corporate ambassadors who enthusiastically promote their organization's desired reputation and deeply believe in the images they convey to internal and external stakeholders. The findings contribute to studies on reputation management by linking internal reputation management, HRM, and employee voice, pointing out “people management” aspects of reputation management and highlighting important organizational and employee-based consequences.  相似文献

The paper draws on resource orchestration theory to investigate whether and how performance management (PM) practices interact with human resource management (HRM) practices in organisations as well as how this interaction affects firm performance. The proposed theoretical model was tested through a survey of 192 UK firms using Partial Least Squares approach for structural equations modelling. The findings show that the effect of PM practices on firm performance is better explained when the interaction between these practices and other organisational practices is considered. In particular, we examine the extent to which the interaction between PM practices and commitment-based HRM practices affects performance. We find that when HRM practices and PM practices are misaligned, their effect on performance can be negative. This is the first paper in the PM literature that establishes the relationship between PM and HRM practices in organisations and demonstrates the effect of this relationship on firm performance.  相似文献

Drawing on the organizational capabilities literature, the authors developed and tested a model of how supportive human resource management (HRM) improved firms’ financial performance perceived by marketing managers through fostering the implementation of a customer‐oriented strategy. Customer‐linking capability, which is the capability in managing close customer relationships, indicated the implementation of the customer‐oriented strategy. Data collected from two emerging economies – China and Hungary – established that supportive HRM partially mediated the relationship between customer‐oriented strategy and customer‐linking capability. Customer‐linking capability further explained how supportive HRM contributed to perceived financial performance. This study explicates the implication of customer‐oriented strategy for HRM and reveals the importance of HRM in strategy implementation. It also sheds some light on the ‘black box’ between HRM and performance. While making important contributions to the field of strategy, HRM and marketing, this study also offers useful practical implications.  相似文献

Performance, in the context of organization, is not only a broad concept which has been used synonymously with productivity, efficiency, effectiveness and, more recently competitiveness, it has also been a subject of study for social scientists from a wide range of disciplinary perspectives. More recently, efforts have been made by human resource management (HRM) theorists to try to establish a causal link between HRM and performance. This has led to a growing number of studies which examine the potential contribution that good human resource policy can make to improving organizational performance. This paper is not concerned with the conceptual debate of HRM and performance. Rather, it explores whether adopting good HR practices to improve performance is a practicable approach to organizations in the UK. Drawing on existing empirical evidence from other studies, the paper reviews the strategies British firms deploy to improve labour productivity. In particular, the issue of whether they use the 'high-road' HRM or 'low-road' HRM strategy to enhance performance is investigated. This paper concludes by suggesting that high-road HRM may lead to better organizational performance, but it may not be a strategy that firms opt for, given the historical, social and institutional context of employment relationships in Britain.  相似文献

This article analyses the connection between the use of advanced human resource management (HRM) practices, individually and as a system, with manufacturing flexibility. The results show a positive relationship between the implementation of advanced HRM practices and manufacturing flexibility. While most of the advanced HRM practices analysed show higher levels of implementation in flexible firms, no differences are observed in training efforts. Flexible firms are more prone to implement systems of advanced HRM practices.  相似文献

战略人力资源管理理论认为人力资源管理(HRM)系统和企业竞争战略之间的匹配关系会对企业绩效产生影响.通过类型学和分类学两条主线归纳并总结了关于 HRM 系统及其与企业绩效关系的研究,提出了 HRM 系统、竞争战略与企业绩效关系的假说,并以133家样本企业为研究对象,对理论假说进行了检验.研究发现,采取内部型 HRM 形态的企业的绩效高于采取市场型 HRM 形态的企业;环境特征(产业技术变革、劳动力市场竞争)对 HRM 系统形态与企业绩效关系的调节效应仅得到部分支持,而企业规模的调节效用没有得到支持;企业的竞争战略对人力资源战略选择的影响很小;HRM 系统与竞争战略匹配企业的绩效高于没有匹配企业的假说没有得到支持.最后,对研究结论进行了讨论,分析了其局限性和未来研究建议.  相似文献
