Child and family practice is recognised as a field of social work that has become increasingly complex. While evidence is growing in relation to effective supervision, there has been little research about the attributes of an effective supervisor, or the components of effective supervision. This paper reports on research undertaken in Victoria, Australia, which explored practitioners’ and supervisors’ experiences of effective supervision in this field. Data collection involved in-depth interviews with experienced supervisors and supervisees in order to explore the concept of effective supervision from participants’ perspectives. The data were systematically interrogated using a thematic inductive process, designed to enhance the voice of participants in the research. The study findings confirmed the complexity and centrality of the supervisory relationship, with the experience of a safe supervisory relationship proving essential. The importance of contemporary knowledge, leadership skills, and an enabling organisational and community context were also highlighted.  相似文献

Supervision of staff has a rich history within the social work profession, and is widely valued internationally for the support, knowledge, and skill it is perceived to provide. Moreover, quality supervision is championed for ensuring good client care. However, supervisors practicing within the social work profession have not typically had access to best practice information, nor accessed the parallel research related to the supervision of staff. A supervision primer provides an orientation to the supervision literature, including definitions and disciplinary perspectives. This sets the stage for a scoping review of social work supervision articles for the purpose of supporting supervisors in keeping current, locating, understanding, and applying literature to their practice. Seventy-nine conceptual and empirical articles first-authored by social workers were published in 36 journals between 2013 and 2017. The volume, location, context and nature of these articles are presented, pointing to an increased social work presence in the literature. Implications for supervisory practice, scholarship, and research are discussed.  相似文献

ABSTRACT

Social work research and literature in the area of supervision tends to focus on the supervision of field education students. Less attention is given to the supervision of social work practitioners and there is almost no information that examines how social workers become supervisors. This exploratory study interviewed 27 practicing social work supervisors across different fields of social work practice in Western Canada. The participants included 15 supervisors with a graduate degree and 12 supervisors with an undergraduate degree. The supervisors completed a brief questionnaire that was followed by a structured interview. Supervisors were asked how they came to be social work supervisors. Thematic analysis of the supervisors’ responses revealed three pathways to supervision: task exposure, supervision by happen chance, and deliberate decision. The responses suggested that additional focus on supervision might be included in undergraduate education and that universities, professional associations, and employers pay more attention to succession planning.  相似文献

Social work has historically privileged one-to-one supervision in field education. However, in recent decades, the relentless pressure on organisations to innovate for efficiency gain has created an impetus to explore alternative placement formats. This article reports on how students and supervisors experienced their placement relationships in the context of one such alternative—a team-based rotation placement model where students routinely engaged in group and peer supervision as well as one-to-one supervision with various supervisors. A total of 128 Masters of Social Work students and 92 student supervisors participated in rotation placements across five hospitals over a three-year period; 2011–2013. The study adopted a mixed methods approach using online surveys and post-placement interviews each year. The findings suggest that, although both supervisors and students viewed the one-to-one supervisory relationship as pivotal, they experienced this relationship differently. Supervisors were more likely to highlight the interpersonal connection within the supervisory relationship as the primary vehicle for practice learning. Students were more likely to view their supervisory relationships as the conduit to the practice experiences that aligned with their placement goals. Ultimately, the study highlights the centrality of role and positioning when exploring perceptions and experiences of teaching and learning relationships on placement.  相似文献

Despite numerous suggestions to integrate culture, diversity and social justice issues in clinical supervision, empirical studies on cross-cultural supervision indicate limited uptake of such recommendations. We suggest that a comprehensive model of cross-cultural supervision could benefit the field by guiding supervisors in this task. A working model is proposed based on a foundation of the supervisory alliance and a focus on social work practice competence, integrating strategies to promote self- and relational-reflexivity within the supervisory relationship. The model is comprised of four components: component 1: goal setting to contract on cross-cultural integration in supervision; component 2: active listening for cross-cultural markers; component 3: bonding through the supervisor’s self-reflexivity to foster the supervisee’s self-reflexivity; and component 4: working through tasks for cultural integration in supervision by modelling the supervisor’s relational reflexivity in case formulation and treatment to foster the supervisee’s relational-reflexivity.  相似文献

The last few decades have witnessed major growth in the evidence base on effective client interventions used by social workers and other health and social service professionals. As the pressure for service agencies to offer empirically supported treatments has been increasing, financial and time constraints have driven a decline in the frequency and amount of supervision provided within many of these organizations. While the reduction in staff supervision presents a challenge for effective implementation of all treatments, there are comprehensive empirically supported treatment models for clients that serve as exemplars of supervisory practice through their explicit requirements, processes and tools for supervision and supervisor development. After a review of the current status of supervision nationally, an implementation science-based approach is described, which builds organizational support for supervision and promotes optimal supervisory practice through training and consultation of supervisors and supervisees. The elements of this comprehensive approach, developed by the Yale Program on Supervision, are detailed. Supervisory policies, practices, and tools created by the developers of empirically supported treatments and similarly grounded in the principles of implementation science are offered as further examples of strategies for ensuring effective supervision.  相似文献

This article explores the implications of contemporary relational perspectives for transforming our understanding and use of the concept of parallel process in supervisory relationships in social work field instruction. We review the history of the concept of parallel process, summarize current relational views in psychodynamic supervision, and critique the social work literature in light of the paradigmatic shift to a relational, constructivist viewpoint. We present two vignettes illustrating how relational sensibilities enrich our understanding and increase the effectiveness of the field instruction relationship. We relocate parallel process, which up to now has been a primary, organizing framework in psychodynamic supervision, in a larger relational matrix, where it is one element in a complex, interactive process and serves as a marker for further exploration in reflective social work practice.  相似文献

This study examined the factors that contribute to the perceived effectiveness of supervision for child welfare workers. Specifically, we examined role characteristics such as: exposure to child abuse cases, years of work experience, and role stress, as well as the supervisory functions of administration, education, and emotional support to effectiveness of supervision. The findings revealed that the supervisory function of administration, as well as social workers’ high exposure to child abuse cases and role stress, correlated negatively with perceived supervision effectiveness. In contrast, the use of the supervisory functions of education and support correlated positively with perceived supervision effectiveness. The findings suggest that high exposure to child abuse cases and role stress can impair social workers’ ability to benefit from effective supervision. In addition, the study highlights the importance of the supervisory functions of support and education and their positive impact on this population of social workers in Israel.  相似文献

This paper presents a brief review of a relational approach to clinical supervision and argues for its application in social work settings. Although an integral and essential part of practice, clinical supervision is underrepresented in the practice literature. Given this paucity of writings on supervision, the recent book by Mary Gail Frawley-O'Dea and Joan Sarnat, The Supervisory Relationship: A Contemporary Psychodynamic Approach, stands out as a seminal contribution because the authors present a fully developed relational model of supervision that fills a major gap in the development of contemporary relational theory and practice. We selectively review the basic concepts and principles of Frawley-O'Dea and Sarnat's model and apply this supervisory approach to current social work practice. Our focus will be on exploring three controversial and much-debated topics: self-disclosure, regression, and the teach or treat dilemma. Case vignettes from two supervisory experiences will serve to illustrate how a relational approach enhances both the treatment and the supervisory relationship.  相似文献

Abstract

This article explores the characteristics of traditional social work supervision, comparing it with supervision in the counselling/clinical field and in industry. The contention is that while social work supervision has learned from advances in other supervisory fields, the traditional social work supervision functions of administration, education, support, and mediation lead to a more holistic practice within child protection work than is possible using other narrower frameworks. A discussion of supervision within a community visitor program that promotes and protects the rights and interests of children and young people who are in state care is used to support this contention.  相似文献

The study shows the evolution of intentions to leave supervision among students’ supervisors in their first year of supervision. A total of 168 social work supervisors in 10 academic institutions in Israel, during their first year of supervision, answered the questionnaires at the beginning (October 2014) and end (June 2015) of their supervisors training course. The findings indicate that the most powerful predictor of intentions to leave supervision at T2 was intentions to leave supervision at T1. This interesting finding shows that the supervision course does not necessarily address the issue of long-term commitment to supervision, and it is crucial that more attention be paid to this issue. Furthermore, we also found a significant contribution of organizational climate at T1 and of role overload at T2. Practical implications challenge the current structure of supervision courses, in order to encourage students’ supervisors to retain their supervisory role over time.  相似文献

While social workers and researchers acknowledge the importance of a positive working alliance between service providers and clients, less is known about mechanisms for developing working alliances between supervisors and supervisees. The Alliance Building: Learning to Engage (ABLE) model was developed to measure and enhance the supervisory relationship. The ABLE model consists of a tool for continuous measurement of the supervisory working alliance as well as several research supported resources. This two part study assessed the reliability and validity of the ABLE supervision tool (ABLE-S), and then a randomized control trial pilot study was conducted to determine if the use of ABLE in supervision improves the professional quality of life and occupational self-efficacy for supervisees. Analyses revealed the ABLE-S tool is a reliable and valid form for measuring supervisory working alliance, but the use of ABLE in supervision did not have a significant effect on supervisee outcomes compared to the control group. The findings suggest additional training on proper implementation of ABLE and expanded measurements to capture several confounds inherent in the supervisory context are needed in future studies. Practical implications of using ABLE include effective strategies for promoting positive supervisee development and reducing negative effects of stressful work environments that often exist in the social service field.  相似文献

This article presents an Interdependent Model that integrates field instruction with the clinical and research curricula to educate students to become accountable practitioners. It describes the application of this model in teaching single-system evaluation to social work students with support from faculty, field advisers, and agency practitioners who provide field supervision. The merits of using this model as compared to other more common, less comprehensive approaches to social work education are examined. There has been considerable disagreement over what is considered to be optimal educational preparation for social work administrators. This paper presents the findings from a survey of 285 practicing social work administrators in regard to their valuation of MSW and post-MSW education and training, significant gaps in their educational preparation, and the relevance of their educational preparation for administrative functioning. This paper discusses open and distance learning and supervision in child and family social work, and presents the results of an evaluation by students of a distance learning, post graduate certificate programme for first‐line managers and supervisors in child and family social work. The programme also leads to an Advanced Award in Social Work. Eighteen students returned a postal questionnaire designed to gain their experiences of studying on the programme and their views about its different elements and its outcomes for themselves, their work, their organisations and service users. Most respondents thought that there were more advantages than disadvantages to studying by distance learning and to studying part‐time while working full‐time, but that self‐discipline is required and that workload constraints and difficulties in taking study time away from work impinged on their studies. More than half rated as good or very good the support provided by their mentors. Reported outcomes of studying on the programme included increased self‐confidence, enhanced supervisory practice, greater involvement of service users in service provision, and increased attention to gaining service user feedback. Key messages regarding the organisation of distance learning programmes are outlined, and pedagogical issues in post qualifying social work education are discussed, including the role of the mentor and the training needs of experienced staff or those working in specialised roles.  相似文献

ABSTRACT

This article explores a culturally focused supervision training program supporting Aboriginal and non-Aboriginal supervisors to provide cross-cultural supervision for Aboriginal staff within mainstream and Aboriginal community and human service organisations. The key features of the training program, Yarn Up Time and the CASE supervision model are a culturally respectful approach to cross-cultural professional supervision practice with the purpose of contributing to the development of culturally responsive supervision with Aboriginal staff and their clients. The article concludes with feedback from participants who attended the training and supports the future advancement of cross-cultural supervision practice and models in Australia.

IMPLICATIONS
  • There continues to be a need for more culturally responsive supervision for Aboriginal staff and for non-Aboriginal social work practice with Aboriginal people.

  • Yarn Up Time and the CASE model is a culturally appropriate approach for supervising Aboriginal staff and non-Aboriginal social workers’ supervision of social workers’ practice with Aboriginal communities.

This paper discusses the value of action learning for social work supervisors. Recent years have seen renewed focus on supervision as a reflective space and some indications that the tide may be turning in regard to the dominance of managerial priorities within the supervision of direct practice. It is less evident that a similar shift is taking place for supervisors themselves and, anecdotally, many describe their own supervision as having a business focus with limited scope for reflective dialogue. While the traditional functions of supervision need to adapt to fit the responsibilities of those in management positions, it remains true that these staff provide a vital containing role within the organisational hierarchy. For that to be sustained, it is important that supervisors have space and structure within which to process the emotional, intellectual and practical challenges of their work. The integration of action learning sets within post-qualifying courses for supervisors has demonstrated a useful dual function. Firstly, they provide an effective model for group supervision, facilitating in-depth reflection on complex practice issues. Secondly, they offer managers a peer supervision forum; a safe place to explore dilemmas and share the vulnerabilities which belong to management roles as well as practice.  相似文献

ABSTRACT

This paper reports on the findings of an ESRC-funded Knowledge Exchange project designed to explore the contribution of an innovative approach to supervision to social work practitioners’ assessment and decision-making practices. The Cognitive and Affective Supervisory Approach (CASA) is informed by cognitive interviewing techniques originally designed to elicit best evidence from witnesses and victims of crime. Adapted here for use in childcare social work supervision contexts, this model is designed to enhance the quantity and quality of information available for decision-making. Facilitating the reporting of both ‘event information’ and ‘emotion information’, it allows a more detailed picture to emerge of events, as recalled by the individual involved, and the meaning they give to them. Practice supervisors from Children’s Services in two local authorities undertook to introduce the CASA into supervision sessions and were supported in this through the provision of regular reflective group discussions. The project findings highlight the challenges for practitioners of ‘detailed looking’ and for supervisors of ‘active listening’. The paper concludes by acknowledging that the CASA’s successful contribution to decision-making is contingent on both the motivation and confidence of supervisors to develop their skills and an organisational commitment to, and resourcing of, reflective supervisory practices and spaces.  相似文献

The growth of professional supervision in social work has been accompanied by complex attempts to theorise key elements of supervisory practice and highlight the need to further examine what constitutes supervisory support in current regulatory environments. Changes in human service organisations resulting from new public management generate a need to theorise broader patterns of support available to human service workers. This article draws on an electronic, mixed-method self-reporting study of advice and support-seeking behaviours of 193 human service professionals in 3 South Australian organisations. The findings indicate the fluidity of current professional supervision practice, with workers seeking professional wisdom, identifying practice direction, and debriefing with a range of colleagues within and outside their organisation. Accordingly, the article confirms that supervisors should no longer be thought of as the sole providers of professional advice and support for human service workers and conceptualises the workers as active agents shaping their own learning.  相似文献

Abstract

Twenty-two supervisors and 60 supervisees working in community counselling services in Melbourne were asked to rate the importance of 46 supervisory behaviours to good supervision, as well as listing behaviours that contribute to and detract from good supervision. In general, supervisors saw good supervision as relating primarily to feedback to the supervisee, while supervisees were interested in learning new skills and gaining assistance with conceptualisation in supervision. The responses confirmed evidence of differing supervisee and supervisor perceptions of supervision seen in previous research of students' supervisory needs in America.

Differences in responses from supervisees in this sample to the American sample suggest some cultural differences and some differing needs attributable to different levels of experience. Responses in the current research support a developmental model of supervision; that supervisees have different needs as they gain experience. Applying a process model to behaviours believed to contribute to and detract from good supervision revealed that the bulk of responsibility for a good supervisory relationship is attributed to supervisors. Neither supervisors nor supervisees indicated a high level of supervisee qualities and skills that contribute to good supervision. This has obvious training implications.  相似文献
