How does servant leaders' unique ability to place each follower's needs above their own influence relationships between followers and impact their collective performance? In a study that integrates principles of servant leadership with the social comparison theoretical framework, we tested a group-level model to examine how servant leadership induces low perceived differentiation in leader-member relationship quality (perceived LMX differentiation) within a group, which strengthens team cohesion and in turn positively influences team task performance and service-oriented organizational citizenship behaviors (service OCB). Our sample comprised 229 employees nested in 67 work teams. Structural equation modeling results indicate that servant leadership significantly predicts low perceived LMX differentiation; perceived LMX differentiation is strongly related to team cohesion such that the lower the perceived differentiation, the stronger the team's cohesiveness. And, team cohesion is also strongly related to both the team's task performance and service OCB. Perceived LMX differentiation and team cohesion mediate the effect of servant leadership on both team task performance and service OCB.  相似文献

We examine the direct relationships for both individual values and organizational-level culture on the quality of leader-member exchange (LMX) in a multilevel, multi-society study. In addition, we investigate the moderating roles of organizational- and societal-level cultures. Using 2343 respondents from 12 samples, we performed hierarchical linear modelling analysis and found that individual-level collectivism and organizational-level clan and hierarchy cultures were positively related to LMX, while individual-level individualism and organizational-level market and adhocracy cultures were negatively related to LMX. None of the organizational culture types or societal cultures had any moderating effects. One implication of the lack of moderating findings is that the main effect findings may be global, suggesting that they are not constrained by the organizational culture or societal culture in which they are embedded. We examine antecedents and outcomes of leader–member exchange (LMX) differentiation, or the variability in LMX patterns within work groups. Individual-level characteristics and behaviors of leaders and followers, group context, and organizational context variables are presented as antecedents. We review and offer theoretical extensions to research examining the outcomes of LMX differentiation at the individual, group, and organizational levels. Our aim is to contribute to a meso-model of leadership and stimulate research that attends to the core element of the LMX model–LMX differentiation.  相似文献

While leader–member exchange (LMX) has evolved, a richer understanding continues to evade scholars due to the sustained focus on the leader–member dyad. We argue that LMX theory remains incomplete until contextual factors surrounding these pivotal relationships are accounted for including the impact of coworker exchange relationships, peer exchange, and perceptions of justice regarding individual LMX relationships. A fully crossed experimental design manipulating participant LMX and distributive justice and coworker LMX and distributive justice was employed to understand how these constructs affect coworker exchange relationships. Support was found for a causal model which specifies that justice moderates the causal relationship between LMX similarity and CWX, which subsequently leads to increased sharing of resources among coworkers. The data suggest that workgroup members are savvy to differences within individual leader–member relationships, where the sharing of resources among peers is determined by their own LMX, the LMX of their coworker and perceptions of justice of their respective LMX levels. These findings are contextualized in extant leadership research and practice.  相似文献

Leader-Member Exchange (LMX) theory suggests that the quality of the leader–employee relationship is linked to employee psychological health. Leaders who reside at different hierarchical levels have unique roles and spheres of influence and potentially affect employees' work experiences in different ways. Nevertheless, research on the impact of leadership on employee psychological health has largely viewed leaders as a homogeneous group. Expanding on LMX theory, we argue that (1) LMX sourced at the levels of the line manager (LM) and senior management (SM) team will be differentially linked to employee psychological health (assessed as worn-out) and that (2) these relationships will be mediated by perceived work characteristics (reward and recognition, workload management, quality of relationships with colleagues and physical environment). Structural equation modelling on data from 337 manual workers partially supported the hypotheses. Perceptions of the physical environment mediated the relationship between LMX at the LM level and employee psychological health, whereas perceptions of workload management mediated the relationship between LMX at the SM level and psychological health. These findings corroborate arguments that leaders are not a uniform group and as such the effects of LMX on employees will depend on leadership hierarchy. Implications for expanding leadership theory are discussed.  相似文献

Using the group engagement model, we hypothesize that two differentiated leadership constructs – LMX differentiation at the group level and a new construct, LMX relational separation, at the individual-within-group level – interact with LMX to affect follower citizenship behaviors (OCB) and turnover intentions. Data from 223 followers and their leaders situated across 60 workgroups demonstrate that the effects of individual perceived LMX quality are contingent upon a group's overall variability in LMX (i.e., LMX differentiation) and employees' similarity in terms of LMX with their coworkers (i.e., LMX relational separation). Specifically, the effects of high quality LMX relationships on OCB and turnover intentions are weaker when group LMX differentiation or employees' LMX relational separation is higher, rather than lower. Our findings contribute to a growing stream of multilevel LMX research incorporating climate effects and offer an alternative view of differentiated leadership in groups. Key implications for theory and practice are discussed.  相似文献

In Sino-American joint ventures in mainland China, cross-cultural differences regarding the relational components can produce misunderstanding and conflict. The Chinese relational system called Guanxi can render Western leadership relations such as articulated in Leader-member Exchange Theory (LMX), compromised. We examine the roles of a post modern organization career-based leadership relationship (LMX) and the Confucianism supported feudal/family-based relationship (guanxi) in building successful organizational cultures in contemporary mainland China. We discuss the weakening of traditional guanxi by the events of the last fifty years. Recommendations for synthesizing the two different relational components into a third culture are offered and discussed.  相似文献

Contextual ambidexterity is of paramount importance for new product innovation and organizational success, particularly in high‐tech firms operating in a dynamic environment. Whilst it is recognized that contextual ambidexterity is grounded in organizational culture, existing research has not crystallized what kind of organizational culture enables contextual ambidexterity and consequently new product innovation. In this paper, drawing on data from 150 UK and 242 Chinese high‐tech firms, we conceptualize ambidextrous organizational culture as a higher‐order construct consisting of organizational diversity and shared vision, and examine its impacts on contextual ambidexterity and consequently on new product innovation outcomes. Using structural equation modelling, we find significant relationships between ambidextrous organizational culture, contextual ambidexterity and new product innovation outcomes; contextual ambidexterity mediates the relationship between ambidextrous organizational culture and new product innovation outcomes. Our findings also suggest that the above relationships are robust in the UK–China comparative research context, and that contextual ambidexterity and new product innovation outcomes are dependent on business unit level heterogeneity (i.e. ambidextrous organizational culture and research and development strength) rather than industry or cross‐cultural differences.  相似文献

Recent research by leadership scholars has emphasized the important role of follower self-identity. For example, leaders influence subordinate attitudes and behaviors by activating a collective identity level among their subordinates. We extend existing identity-based approaches by examining the relational identity level of leaders. Previous work has focused predominantly on followers (vs. leaders) and on collective (vs. relational) identity. Using data from two samples, we supported our hypothesis that leader relational identity moderates relationships of leader–member exchange (LMX) with subordinate task performance and citizenship behaviors. The nature of the interaction was such that the negative relationships of low-quality LMX with performance are mitigated when subordinates had supervisors with strong relational identities. These findings highlight the need to consider not only the identities of followers but those of leaders as well.  相似文献

This research examined the negative relationship between leader–member exchange (LMX) and organizational dehumanization (i.e., employees’ perceptions that their organization treats them like tools), and specifically the consequences of this LMX–dehumanization relationship on employees’ emotional exhaustion, affective commitment, and voice behaviors. Further, given that supervisors act as representatives of the organization, we argued that these relationships would be stronger for employees identifying their supervisor with the organization (i.e., high supervisor’s organizational embodiment). Across two samples, results showed that high-quality LMX was negatively associated with organizational dehumanization. Further, organizational dehumanization was found to mediate the relationships between LMX and outcomes (i.e., emotional exhaustion, affective commitment, and voice behaviors). Finally, the mediation model was moderated by supervisor’s organizational embodiment. More specifically, the negative effects of LMX on organizational dehumanization and its subsequent outcomes were stronger when leaders were perceived as sharing many characteristics with their organization. This research expands the recent and scarce knowledge on the determinants, boundary conditions and outcomes of organizational dehumanization. Our findings suggest that interpersonal relationships at work and, in particular, very common supervisor-related perceptions should be considered when examining organizational dehumanization.  相似文献

In order to create and sustain competitive advantage, a company should not only develop technologies to create products and processes that meet customer needs, but also stimulate a corporate culture that commits to continuous performance improvement. Managing corporate culture is one of a number of important factors that make for organizational change and business success. This paper reviews the cultural roots and identifies the characteristics of Chinese cultural values and management. A comparative analysis of the differences between Anglo-American and Chinese cultures is made. The cultural influences on Chinese management systems are then elaborated with reference to enterprise management in Mainland China and Hong Kong. With unique cultural heritage, collective orientation has a pervasive influence on the mode of Chinese management and organization. The prevailing Chinese culture values stress largely the paternalistic approach to management, acceptance of hierarchy and the importance of relationships. Today's Chinese enterprises need to determine changes in practice or value or both aspects of corporate culture in order to facilitate organizational change and maintain a competitive edge over their rivals. The paper also discusses the links of cultural values to employee involvement (EI) and total quality management (TQM), and initiates a need to manage cultural influences on EI/TQM practices to improve organizational performance in Chinese enterprises.  相似文献

This article presents a model of relational leadership based on a review of leader-member exchange (LMX) and interpersonal trust. This model asserts that the LMX relationship is built through interpersonal exchanges in which parties to the relationship evaluate the ability, benevolence, and integrity of each other. These perceptions, in turn, influence the behaviors predicted by LMX researchers. This integrated model of relational leadership provides insights into the dynamics of leader-subordinate relationships and resolves some of the inconsistencies in the LMX research without losing the richness and uniqueness of the exchange theory. A number of propositions for future research in relational leadership are also suggested.  相似文献

作为组织动力学的核心课题,上下级关系研究在关系导向和权威导向的中国文化中具有较强的现实意义,也正日益成为学界的研究热点。目前文献对上下级关系的研究存在构念上的分歧,表现为客位构念领导-成员交换(Leader-Member Exchange, LMX)和主位构念上下级关系(Supervisor-subordinate Guanxi,SSG)的分歧,以及对主位构念SSG的不同界定。在文献梳理和理论分析的基础上,本文提出:(1)中国情境中的上下级关系与LMX所描述的关系在关系形态和交换原则上存在本质差异,故需加强主位构念SSG的研究;(2)现存分歧较大的三种SSG构念各有侧重,有必要建立更具整合性的SSG构念;(3)多维度构念的剖面模型及在此基础上的原型分类适用于建立整合的SSG构念。  相似文献

This research examines a model centered on organizational learning in purchasing. Two different studies are conducted to test the hypotheses among purchasing users (Study 1) and buyers (Study 2). The user sample consists of users representing 355 strategic business units of a Fortune 500 multinational corporation. The buyer sample consists of corporate buyers of 200 multinational corporations drawn from the membership directory of the National Association of Purchasing Management (NAPM). In each study, the focus is on the learning relationships between corporate buyers and internal users in the purchasing organization. Based on the two studies, the results suggest that organizational learning in the purchasing process is influenced by the organizational culture factors of localness, transformational leadership, and openness. Organizational learning has a positive effect on information processing in the purchasing system, which, in turn, has a positive influence on the cycle time of the purchasing process.  相似文献

The purpose of this article is to review the literature on military leadership and highlight research opportunities for leadership scholars. The review uses a context specific approach and turns to a simplified version of Hunt's (Hunt, J. G. (1991). Leadership: A new synthesis. Newbury Park, CA: Sage) extended multilevel leadership model as a template to examine the many facets of military leadership. The military leadership literature is stratified into the systems, organizational, and direct levels of leadership with an examination of studies on the critical tasks and individual capabilities required at each level. Additionally, studies on organizational culture and effectiveness at each level are addressed. The article emphasizes that the military is undergoing substantial change as it adjusts to the changing nature of war and a fluid world situation. Based on trends in the military, the review concludes with several general recommendations for future research.  相似文献

Although research has shown that organizational cultural values influence the success of quality initiatives, how and when cultural values are influential is unclear. This longitudinal study asserts that quality management should be viewed from a dynamic perspective to better understand the role of cooperative cultural values in a quality initiative. We use a multilevel model of quality management, and develop time‐oriented hypotheses using a sociotechnical systems perspective to examine the role of cooperative values. Our analysis uses longitudinal data from over 30 U.S. federal government agencies, collected during an enterprise‐wide quality initiative. We find that, over time, the influence of organization‐level quality practices diminishes, but the influence of cooperative values increases; workgroup‐level quality practices remain consistently important. Our findings reveal the unexplored influences of cooperative values to sustain the benefits of quality management.  相似文献

This study used multi-source field data collected in five organizations to examine linkages among managers' personal value system (i.e., intensity of openness to change, traditional, collectivistic work, self-transcendent, and self-enhancement values), charismatic leadership of managers, and three outcome measures. Two-hundred and eighteen managers provided self-reports of their personal values and ratings of their followers' extra effort and organizational citizenship behavior (OCB). Nine-hundred and forty-five subordinates rated the focal managers' charismatic leadership. Superiors of the focal managers provided ratings of managerial performance 2 months after collecting the managers' and subordinates' ratings. Results indicated that traditional, collectivistic work, self-transcendent, and self-enhancement values related positively to charismatic leadership, which predicted managerial performance and followers' extra effort and OCB. Managerial performance moderated the relationships between leaders' values, charismatic leadership, and followers' outcomes.  相似文献

Building on a large-scale survey study in Germany and China, this research develops and validates a model of internal variables fostering entrepreneurial orientation. The objective of the research is to understand whether organizational mechanisms, such as organizational structure or leadership style that underlie entrepreneurial organizations are universal or are contingent on national culture. The findings of this study indicate that some components are universal and some are contingent on culture. For instance, cross-functional integration, consideration, and development culture impact most dimensions of entrepreneurial orientation across cultures positively, whereas centralization does so negatively, suggesting strong similarities of entrepreneurial organizations. On the other hand, participation exerts an influence on entrepreneurial orientation only in Germany. There are also differences in the strength of relationships: cross-functional integration and consideration have stronger effects in China than in Germany. One major implication is that commonalities of entrepreneurial organizations are generally not strong enough to completely outweigh the influences of national culture. This research may help managers to foster the degree of entrepreneurial orientation in their businesses that operate internationally.  相似文献

Employees' self-identities, or the ways in which they define themselves relative to others, have implications for the quality of leader and follower relationships at work. Although self-identity has been examined within the context of transformational and charismatic leadership, its relevance for leader–member exchange (LMX) has received little attention. In this study we integrate LMX and self-identity theories. Doing so proved useful because it was found that leader and follower identities predicted LMX quality, as did the fit between leader and follower identities and interactions among fit at different self-identity levels. LMX quality fully mediated relationships of self-identity fit with job performance, regardless of whether LMX was reported by subordinates or their supervisors. Lastly, we also found that self-identity predicted LMX agreement across supervisors and subordinates. Implications of our findings for theory and practice are discussed.  相似文献
