While authentic leadership is highly valued in today's business world, managers do not necessarily have the resources to attain it. Building on conservation of resources theory, we propose a conceptual model to address how personal and contextual resources predict authentic leadership. Study 1 analyses the day‐to‐day variability in managers’ positive psychological capacities as personal resources in relation to changes in authentic leadership. In addition, it tests ethical organizational climates as stable, contextual resources for authentic leadership. In Study 2, we replicate our results on the between‐person level and extend the research model by exploring promotion focus as a link in the relationship between personal resources and authentic leadership. Evidence from an experience sampling study with 89 managers surveyed daily on 10 consecutive working days (Study 1) and a field survey of 130 managers at two points in time (Study 2) supports the hypothesized role of personal resources and promotion focus for authentic leadership. In both studies, only principled but not benevolent ethical organizational climates emerged as a contextual resource for authentic leadership. We discuss the implications for current management research and practice.  相似文献

We propose a theoretical model to examine how authentic transformational leadership influences follower individual and group ethical decision making. We investigate how follower moral identity and moral emotions mediate the effect of authentic transformational leadership on follower authentic moral action. Furthermore, we explore how authentic transformational leadership develops group ethical climate, which in turn contributes to enhancing group ethics and to developing follower moral identity and moral emotions. We explore some challenges that face authentic leadership scholarship including problems related to how the construct is understood and measured. We present a model of authentic leadership that looks at it, not as a leadership style, but as an outcome of a legitimation process. Authentic leadership represents legitimated follower perceptions of a leader's authenticity which are activated by moral judgments. We explain how a follower-centered assessment of the moral component helps explain leadership dynamics in situations involving ethical relativism, thus alleviating concerns regarding the presumed moral component of the construct. The overlap between leaders' and followers' value systems leads to impressions of authenticity, even in cases in which there are no clear universal moral standards. An authentic person's behavior cannot be labeled as “leadership” unless it is embraced by a follower who grants moral legitimacy to the leader. We then discuss the implications of our study for scholars and practitioners.  相似文献

The morality of transformational leadership has been sharply questioned, particularly by libertarians, “grass roots” theorists, and organizational development consultants. This paper argues that to be truly transformational, leadership must be grounded in moral foundations. The four components of authentic transformational leadership (idealized influence, inspirational motivation, intellectual stimulation, and individualized consideration) are contrasted with their counterfeits in dissembling pseudo-transformational leadership on the basis of (1) the moral character of the leaders and their concerns for self and others; (2) the ethical values embedded in the leaders' vision, articulation, and program, which followers can embrace or reject; and (3) the morality of the processes of social ethical choices and action in which the leaders and followers engage and collectively pursue.The literature on transformational leadership is linked to the long-standing literature on virtue and moral character, as exemplified by Socratic and Confucian typologies. It is related as well to the major themes of the modern Western ethical agenda: liberty, utility, and distributive justice Deception, sophistry, and pretense are examined alongside issues of transcendence, agency, trust, striving for congruence in values, cooperative action, power, persuasion, and corporate governance to establish the strategic and moral foundations of authentic transformational leadership.  相似文献

Drawing on social comparison and identity literature, we suggest that individuals' comparisons of themselves to their own standards of leadership relate to their leadership motivation. We propose and test a model of motivation to lead (MTL) based on two types of self-to-leader comparisons: self-to-exemplar and self-to-prototype comparisons with respect to affiliation. In our main study, using data from a sample of 180 executives, we apply structural equation models to test our predictions. We find that self-comparisons with concrete, influential leaders of the past or present (self-to-exemplar comparisons) relate positively to MTL. We also find that self-comparisons with more general representations of leaders (self-to-prototype comparisons in affiliation) relate to MTL. Whereas the effect of self-to-exemplar comparisons is mediated through individuals' leadership self-efficacy perceptions, the effect of self-to-prototype comparisons is not. We replicate these findings in three follow-up studies using different research designs. We derive implications for theory and practice.  相似文献

Ethical leadership predicts important organizational outcomes such as decreased deviant and increased organizational citizenship behavior (OCB). We argued that due to the distinct nature of these two types of employee behaviors, ethical leadership decreases deviance in a linear manner (i.e., more ethical leadership leading to less deviance), but we expected ethical leadership to reveal a curvilinear relationship with respect to OCB. Specifically, we expected that, at lower levels, ethical leadership promotes OCB. However, at high levels, ethical leadership should lead to a decrease in these behaviors. We also examined a mechanism that explains this curvilinear pattern, that is, followers' perceptions of moral reproach. Our predictions were supported in three organizational field studies and an experiment. These findings offer a better understanding of the processes that underlie the workings of ethical leadership. They also imply a dilemma for organizations in which they face the choice between limiting deviant employee behavior and promoting OCB.  相似文献

Leader ethical decision-making has received a great deal of attention in the academic literature. Most research examining ethical leadership has focused on the leader characteristics and subordinate outcomes associated with ethical leadership, but research examining the situational variables influencing leader ethical decision-making is limited. Thus, the purpose of this study was to examine a number of situational variables that may influence leader ethical decision-making. This study examined the impacts of performance pressure, interpersonal conflict, the leader's decision-making autonomy, the type of ethical issue at hand, and the level of authority of the other person involved in the interaction. The results indicated that when making a decision in response to a superior (as opposed to a peer or subordinate), leaders make worse decisions. Additionally, a number of interactions of the other variables negatively impacted leaders' ethical decision-making. The implications of these findings are discussed.  相似文献

In a multilevel model of leadership behavior, we investigated whether and how empowering leadership affects individuals' career perceptions. We developed a conceptual model that links empowering leadership at the individual level and at the group level (mean as well as dispersion) to individuals' career self-efficacy and career satisfaction. To test our model, we used questionnaire data from a multilevel data set of 2493 employees in leadership positions nested in 704 teams from a large German corporation. Hierarchical linear regression analyses showed that empowering leadership at the individual level was positively related to career self-efficacy, which in turn mediated the relationship between empowering leadership and career satisfaction. Empowering leadership at the group level was positively related to career self-efficacy when it was conceptualized as leadership differentiation (i.e., the standard deviation of empowering leadership ratings), but not when it was conceptualized as leadership climate (i.e., mean empowering leadership ratings). Career self-efficacy in turn mediated the relationship between empowering leadership differentiation and career satisfaction. Finally, we found a negative relationship between empowering leadership differentiation and career satisfaction.  相似文献

现有研究对于威胁情境和个体亲社会行为的关系并未达成共识.对于两者之间的关系,本研究以新冠肺炎疫情为具体研究情境,从威胁情境的时间和类型两个角度填补了以往研究的空白,以内群体认同和关注他人为中介机制,提出重大公共威胁情境下影响个体捐赠意愿的双路径形成机制和相关调节变量.本文的研究表明,对于新冠疫情这种捐赠方和受助方同时面对的公共威胁情境:1)潜在捐助者所在地的疫情严重程度对其捐赠意愿的影响没有显著差异.2)群体认同和关注他人具有相反的中介作用,其掩盖了潜在捐助者所在地的疫情严重程度对其捐赠意愿的影响;本地疫情严重程度一方面会增强个体的内群体认同继而正向影响捐赠意愿,另一方面会使个体减少关注他人继而减弱其捐赠意愿.3)威胁情境影响过程中,区域文化取向调节了内群体认同的正向中介作用和关注他人的负向中介作用.具体而言,相较于偏个体主义,当区域文化取向为偏集体主义时,本地疫情严重程度对于内群体认同的正向影响能够增强,对于关注他人的负向影响能够减弱.  相似文献

Our literature review focuses on the emerging construct of ethical leadership and compares this construct with related concepts that share a common concern for a moral dimension of leadership (e.g., spiritual, authentic, and transformational leadership). Drawing broadly from the intersection of the ethics and leadership literatures, we offer propositions about the antecedents and outcomes of ethical leadership. We also identify issues and questions to be addressed in the future and discuss their implications for research and practice. Our review indicates that ethical leadership remains largely unexplored, offering researchers opportunities for new discoveries and leaders opportunities to improve their effectiveness.  相似文献

A central topic in leadership research concerns the impact of leadership style – the pattern of attitudes that leaders hold and behaviors they exhibit. Since the year 2000, several new leadership styles have been proposed to capture important missing aspects beyond the dominant charismatic/transformational and transactional framework. The authors review the emerging literature on these new styles – ideological leadership, pragmatic leadership, authentic leadership, ethical leadership, spiritual leadership, distributed leadership, and integrative public leadership – as well as the recent work on servant leadership. They also comment on the Ohio State studies on leadership, and then discuss the ways in which these many styles overlap with transformational leadership and each other, and issue a call to leadership researchers to collectively develop a new ‘full‐range’ model of leadership that encompasses and distills what is unique about these various styles. The authors argue that such an integrated full‐range model is necessary for research on leadership style to progress.  相似文献

Due to ethical lapses of leaders, interest in ethical leadership has grown, raising important questions about the responsibility of leaders in ensuring moral and ethical conduct. However, research on ethical leadership has failed to examine the active role that followers' attributes play in enhancing or minimizing the influence of ethical leadership in organizational outcomes. We applied the substitutes for leadership approach (Kerr & Jermier, 1978) to ethical leadership and predicted that proactive personality acts as substitute in the relationship between ethical leadership, workplace emotions and organizational citizenship behaviors (OCBs). Data from two distinct samples offered strong support for the hypotheses. Specifically, we found that ethical leadership was significantly and negatively related to negative workplace emotions when subordinate proactive personality was low, but not when it was high, with consequences for OCBs. These findings suggest that proactive personality constitutes an important moderator on the impact of low ethical leadership on workplace emotions, with consequences for OCBs.  相似文献

Although researchers have emphasized the importance of antecedents to the construct of authentic leadership, very little empirical research exists to confirm this notion. Combining theoretical approaches from dramaturgy and narrative research, we were able to identify possible antecedents that help followers perceive a leader's authenticity. Using two online experimental designs, we analyzed the concept of perceived leader authenticity. Specifically, we examined how a leader's enactment—that is, a leader's physical actions—(Study 1, n = 105) and a combination of leader enactment and life storytelling (Study 2, n = 334) influenced followers' perceptions of the leader's authenticity, and how this may impact leadership outcomes. The results of these studies, in which leader enactment in the context of authentic leadership was operationalized for the first time, indicate that leader enactment predicts perceived leader authenticity. Life storytelling, however, only partially predicted followers' perceptions of the leader's authenticity. Findings further revealed that followers' trust in the leader and positive emotions are outcomes of perceived leader authenticity. Implications for research and practice are discussed.  相似文献

In this paper, we propose that ethical leadership will lead to higher group in-role performance. Building from and integrating several different research streams, we argue that two key mechanisms for this effect are group conscientiousness (an emergent state) and group voice (a group process). We collected survey data at three points in time from 80 groups of nurses and the groups' leaders. The results provide support for all of our hypotheses. There was a positive relationship between employee ratings of ethical leadership (Time 1) and leader ratings of group in-role performance (Time 3). Group conscientiousness and group voice (Time 2) both partially mediated this relationship. These results contribute to our understanding of leadership and group effectiveness not only by showing that ethical leadership has a positive influence on group in-role performance, but also by identifying specific norms and group-level behaviors that help to account for this relationship.  相似文献

Stories about notable, 20th-century politicians were investigated as a means by which reading stories of leadership influences subsequent ethical decision-making performance. Undergraduates read four short stories in which charismatic politicians exhibited a personalized, socialized, or neutral power orientation, followed by responding to four ethical dilemmas in the marketing domain—a distant transfer task. Results indicated that reading stories featuring personalized protagonists inhibited subsequent ethical decision-making processes. However, intensity of narrative processing, personal identification with the protagonist, and presence or absence of an ethical salience probe moderated these effects. Implications are discussed regarding the use of stories as a tool for ethical development and the importance of managing stories of leadership circulated throughout organizations and society.  相似文献

While the construct of authentic leadership includes the nondefensive recognition of weaknesses as well as strengths, scholars rarely hypothesize the role weaknesses play in strengthening authenticity and the effectiveness of authentic leaders. We begin by exploring possible unintended consequences of an overly positive strength based view of authentic leadership. We then propose that there are weaknesses associated with cognitive abilities, motivation, social cognition and group dynamics that spring from the need to belong that are part and parcel of human nature such that their integration into one's sense of authenticity not only enhances the authentic leadership attributes of self-awareness, balanced processing, moral indentify and relational transparency but also benefits those who are led. We end with suggestions for future research on these attributes supplementing existing measures of authentic leadership with the use of implicit measures, promising assessment instruments and idiographic techniques.  相似文献

In the present research, we examine how two aspects of leader self-awareness — namely, leader awareness of their (a) personal identity and (b) collective (group) identity — influence perceptions of authentic leadership and leader endorsement. Study 1 provides experimental evidence that (a) leader personal self-awareness has a somewhat stronger impact on perceptions of their authentic leadership than leader collective self-awareness, but that (b) leader collective self-awareness has a stronger impact on leader endorsement. These findings are replicated in a second field study with political leaders, and in a third experimental study with workplace supervisors. Results suggest that for leaders to be seen as authentic and garner support, they need to be seen as aware not only of who they are as individuals, but also of who they are as members of the collective they seek to lead. Implications for theories of the nature of self, authenticity, and leadership are discussed.  相似文献

The recent mini scandal surrounding questionable on-line postings of John Mackey, the founder and CEO of Whole Foods Market Inc., raises once again ethical challenges related to contemporary business leadership. Given his visible commitment to environmentally sound strategies and other responsible business practices, Mackey’s actions epitomize the irony and paradox that can surround executive leadership ethics. While this essay acknowledges the potential role of stricter legal constraints, punishments for offenders, decentralized governance systems, and rationalized structures that help prohibit power abuse, it views such rationalistic considerations alone to be inadequate. Rather, the authors suggest that the promotion of authentic virtuousness is an often overlooked yet indispensable part of any meaningful long term ethical leadership process.  相似文献

This article examines the interactive effects of two different leadership styles (charismatic and noncharismatic) and three types of task feedback (internal, external, and no feedback) on individuals' self-efficacy and performance quality over four trials of a manufacturing task. Ninety-nine graduate students manufactured electrical wiring harnesses under the direction of either a charismatic or noncharismatic leader (an experimental confederate). Participants exposed to the charismatic leader had similar task performance regardless of task feedback condition, while participants exposed to the noncharismatic leader differed in their task performance depending on whether or not they received task feedback. Self-efficacy mediated the effect of task feedback and its interaction with charismatic leadership on performance. Explanations and implications of the results are discussed.  相似文献
