Drawing on theories of stereotype content and role congruity, this research investigated the role of stereotypes for employment discrimination against older candidates. Study 1 investigated the content of stereotypes about older workers, focusing on warmth and competence as the two core dimensions in social judgement. As predicted, older workers were perceived as less competent but warmer than younger workers. Studies 2 and 3 investigated how these stereotypes interact with job requirements to predict age bias in an experimental setting. Further, they tested if warmth‐ and competence‐related stereotypical inferences mediate the relation between candidate age and selection bias. Results showed that age bias was robust. Older candidates were discriminated against, even if the job primarily required warmth‐related qualities, and independently of evaluators' own age or professional experience in human resources. Moreover, age bias was mediated by competence‐related stereotypical inferences. Age bias was also mediated by inferences related to warmth but those inferences were opposite to the high‐warmth older worker stereotype identified in Study 1 . Implications of the findings for theoretical approaches to age discrimination and for organizational practice designed to combat age discrimination are discussed.  相似文献

This paper presents empirical evidence and a theoretical foundation in favor of the view that the retirement age decision affects older workers' employment prior to retirement. To the extent that there are search frictions on the labor market, the return on jobs is determined by their expected duration: The time to retirement is then key to understanding older workers' employment. Countries with a retirement age of 60 are indeed characterized by lower employment rates for workers aged 55–59. Based on the French Labor Force Survey, we show that the likelihood of employment is significantly affected by the distance to retirement, in addition to age and other relevant variables. We then extend McCall's job search model by explicitly integrating life‐cycle features with the retirement decision. Using simulations, we show that the distance effect in interaction with the generosity of unemployment benefits and the depressed demand for older workers explains the low rate of employment just before the eligibility age for the Social Security pension. Finally, we show that implementing actuarially fair schemes not only extends the retirement age, but also encourages a more intensive job search by older unemployed workers. Abstract. In this paper, we analyse the relationship between workers' competencies and their job satisfaction in the context of dual (i.e. vocational versus communicative) skill demands. We analyse the effects of workers' competencies on their overall, intrinsic, and extrinsic job satisfaction. We focus on pharmacy assistants who need both pharmaceutical and communicative competencies in their work. Results from a linked employer–employee survey show that assistants with more communicative competencies are more satisfied with their job, whereas assistants with more pharmaceutical competencies are not more satisfied than the less competent assistants. In addition, workers who perform tasks below their level of competence are more dissatisfied with both their remuneration and career prospects and the content of their job as such, than were other workers. Our results indicate that the demand shift from vocational towards communication skills, which occurs in many professions, can affect the job satisfaction of the most competent workers.  相似文献

Using data from the European Values Survey (EVS), we examine the relationship between job and life satisfaction across Europe. We find that for the majority of employees job and life satisfaction are positively correlated, thus supporting the spillover hypothesis, whereby attitudes and practices developed in the life domain spill over into the work domain and vice versa. In contrast, we find little support for the compensation hypothesis, whereby employees who are dissatisfied in one domain seek compensatory rewards in the other domain. However, multivariate analysis reveals that the strength of the interaction between job and life satisfaction is mitigated by cultural values and interpersonal trust, as encapsulated in the ‘traditional versus secular values’ index reported in the EVS data. We thus find that predictors of the job–life satisfaction relationship vary across cultures and that such cross‐cultural variations are systematically related to salient cultural values and beliefs. The latter findings raise important questions about the universal application of existing theories in the subjective well‐being arena.  相似文献

Many countries are becoming increasingly reliant upon an aging workforce. Yet, much literature positions older workers as ‘last resort’ employees, held in low esteem by employers whose preference for youth extends into decision-making about workplace engagement and support. As part of a broader study on maintaining the competence of older workers, we investigated the extent to which a group of employees in Australia aged 45 or more perceived they were discriminated against because of their age, including access to training, promotion opportunities and job security. Against expectations arising from the literature, informants reported little in the way of explicit age-related bias in their employment, opportunities for advancement and further development. Although the informants have particular characteristics and featured paraprofessional and professional workers, the contrast is noteworthy between what is reported in the literature and often premised on surveys, and our data were based on interviews. The findings indicate a need to be wary of making easy generalizations about the extent to which older workers per se are discriminated against in the workplace, while at the same time acknowledging that such discrimination exists, and perhaps for particular kinds of workers. In addition, we found a range of nuanced responses that suggest there are tensions between discriminations policies and practice that are a challenge for human resource development professionals.  相似文献

Most applications of Nash bargaining over wages ignore between‐employer competition for labor services and attribute all of the workers' rent to their bargaining power. In this paper, we write and estimate an equilibrium model with strategic wage bargaining and on‐the‐job search and use it to take another look at the determinants of wages in France. There are three essential determinants of wages in our model: productivity, competition between employers resulting from on‐the‐job search, and the workers' bargaining power. We find that between‐firm competition matters a lot in the determination of wages, because it is quantitatively more important than wage bargaining à la Nash in raising wages above the workers' “reservation wages,” defined as out‐of‐work income. In particular, we detect no significant bargaining power for intermediate‐ and low‐skilled workers, and a modestly positive bargaining power for high‐skilled workers.  相似文献

(2001). ‘Job evaluation systems and pay grade structures: do they match’, International Journal of Human Resource Management, 8, pp. 1313–1324) to examine the influence of individual merit‐based rewards on voluntary turnover via job satisfaction. It also tests the moderating effects of employees’ gender, age and education level between merit‐based rewards and job satisfaction. Data were collected from 636 employees in Japan at three points in time over a 12‐month period. The findings show that merit‐based rewards have a direct, positive effect on job satisfaction and an indirect effect on voluntary turnover. The effect of merit‐based rewards on job satisfaction was moderated by gender and education, providing evidence that merit‐based rewards are more important for male and highly educated employees. Practical and theoretical implications are discussed.  相似文献

On January 1, 2015, a new statutory minimum wage of € 8.50 per hour of work was introduced in Germany. Using a difference‐in‐differences approach, we estimate effects on worker‐level outcomes of continuing employees. The results reveal a meaningful absolute increase in the affected workers' pay satisfaction. The increase in job satisfaction is modest and predominantly driven by changes in pay satisfaction implying only a small effect on all other dimensions of job satisfaction. Moreover, effects from the minimum wage on work engagement and turnover intention are virtually zero.  相似文献

In this study we test a model of workplace interactional injustice, abusive supervision, and subordinate outcomes (work–family conflict and job performance) using affect to explain behavior. In a sample of 200 full-time workers from various industries, their supervisors, and workers' family members, for a total sample of 600 respondents, we position state negative affect as the explanatory mechanism for both how supervisors' perceptions of injustice are associated with subordinates' perceptions of abusive supervision, and also how abusive supervision, in turn, may be associated with subordinates' job performance and their family members' perceptions of work–family conflict. This article offers an explanation of why firms' downsizing patterns may vary substantially in magnitude and timing, taking the form of one‐time massive cuts, waves of layoffs, or zero layoff policies. The key element of this theory is that workers' expectations about their job security affect their on‐the‐job performance. In a situation where firms face adverse shocks, the productivity effect of job insecurity forces firms to balance laying off redundant workers and maintaining survivors' commitment. The cost of ensuring commitment differs between firms with different characteristics and determines whether workers are laid off all at once or in stages. However, if firms have private information about their future profits, they may not lay off any workers in order to signal a bright future, boosting worker's confidence. We examine the labor market effects of incomplete information about the workers' own job‐finding process. Search outcomes convey valuable information, and learning from search generates endogenous heterogeneity in workers' beliefs about their job‐finding probability. We characterize this process and analyze its interactions with job creation and wage determination. Our theory sheds new light on how unemployment can affect workers' labor market outcomes and wage determination, providing a rational explanation for discouragement as the consequence of negative search outcomes. In particular, longer unemployment durations are likely to be followed by lower reemployment wages because a worker's beliefs about his job‐finding process deteriorate with unemployment duration. Moreover, our analysis provides a set of useful results on dynamic programming with optimal learning.  相似文献

Statistics on workplace accidents do not always reflect workplace safety because workers under‐report for fear of job‐loss if they report having had an accident. Based on an analysis of fatal and non‐fatal workplace accidents and road accidents in 15 EU‐countries over the period 1995–2012, we conclude that there seems to be cyclical fluctuations in reporting of non‐fatal workplace accidents. Workers are less likely to report a workplace accident when unemployment is high. Furthermore, analyzing data from Italy and Spain on both workplace accidents and commuting accidents, we conclude that workers on temporary jobs are likely to under‐report accidents.  相似文献

We study the relationship between job quality and retirement using data from the Survey of Health, Ageing and Retirement in Europe, a longitudinal survey covering individuals aged 50+ in several European countries. Although most previous studies looked at the impact of bad working conditions on retirement intentions, we can use the panel dimension to study actual retirement as well as other pathways out of a job. As indicators for job quality we use three different approaches: overall job satisfaction, over‐ and undereducation for a particular job as well as effort–reward imbalance, which measures the imbalance between a worker's effort and the rewards he or she receives in turn. The analysis gives some evidence that poor job quality decreases retirement age, in particular for women.  相似文献

The model of sickness presence (SP) proposed by Aronsson and Gustafsson consists of two parts. The first postulates SP as an employee's reaction to his/her general state of health, and as depending on employee correlates relating to the individual and the job. The second proposes longitudinal relationships between SP and future health. The present study is the first to test the first part of the model outside Scandinavia. Positive sickness presence factors studied were work involvement and job satisfaction; negative presence factors were financial household contribution, time pressure at work, and perceived job insecurity. Control variables were general health, age, gender and autonomy. Data (N=2348) were gathered from a total of 110 organizations in four European countries (Belgium, Spain, Sweden and the UK) with differing welfare state regime, degree of employment protection, labour market and sickness absence-related indicators. The data were analysed by hierarchical multiple regression per country. The findings partially confirmed the Aronsson and Gustafsson model. In all countries, employee general health status was a prerequisite of SP, and time pressure at work related to SP. In Sweden and the UK, job satisfaction related to SP. Abstract

We aimed to investigate (1) the association between job insecurity and workplace bullying from the perspective of both targets and perpetrators and (2) perceived employability as a moderator of these relationships. We argue that job insecurity is associated with social or interpersonal strain as in the case of workplace bullying. Furthermore, workers who feel that they have alternative opportunities for employment may find it easier to cope with insecurity. Stated differently, we aimed to investigate whether the relationship between job insecurity and workplace bullying depended on the level of perceived employability. Hypotheses were tested among 693 workers who participated in a survey on the quality of working life. They were employed at establishments of two Belgian organizations from the textile industry (N=189) and financial services (N=505). We found that that job insecurity was associated with targets' and perpetrators' reports of workplace bullying. The interaction between job insecurity and perceived employability did not contribute to targets' reports of workplace bullying. However, it was related to perpetrators' reports of workplace bullying. Interestingly, the relationship between job insecurity and workplace bullying was stronger under the condition of high versus low employability. This hints at the idea that there could be a “dark side” to employability.  相似文献

Abstract. This article focuses on workers who permanently lost their jobs for involuntary reasons in Spain. We use a 1985 representative survey of the Spanish labor force containing retrospective questions related to workers' mobility. We evaluate several characteristics of job losers, as compared to other unemployed workers with experience by the end of 1985. Thereafter, an analysis of job losses addresses the following questions: (1) What types of jobs were lost? (2) How did workers perform after their job loss? (3) How long have they been out of work? Abstract

In resource-based models of job design, job resources, such as control and social support, are thought to help workers to solve problems. Few studies have examined this assumption. We analyzed 80 qualitative diary entries (N=29) and interviews (N=37) concerned with the in-role requirements of medical technology designers in the UK for problem solving. Four themes linked to using the resources of job control and social support for problem solving emerged. These were: (1) eliciting social support to solve problems; (2) exercising job control to solve problems; (3) co-dependence between eliciting social support and exercising job control to solve problems; and (4) using job resources to regulate affect. The results were largely supportive of the assumptions underpinning resource-based models of job design. They also indicated that the explanatory power of resource-based models of job design may be enhanced by considering interdependencies between various factors: how different job resources are used, workers' motivation to use resources, workers' knowledge of how to use resources and the use of resources from across organizational boundaries. The study provides qualitative support for the assumption that social support and job control are used to cope with demands.  相似文献

Cross‐country comparisons of the skill premium between USA and Canada show differences in the returns to higher education between the two countries since the 1980s. This paper analyses whether such differences could be related to differences in skill distribution and worker sorting across firm size between the two countries. Estimation of the wage structure by size for male non‐unionized workers in the private sector reveals that selectivity effects on wages are present and similar in both countries. There are significant and substantial cross‐country differences in the returns to education among large firms, especially for younger workers.  相似文献

Abstract

Pride in task completion has been observed to be consistently important to workers, although these self-conscious emotions have received little attention as a construct worthy of investigation in the workplace. Organizational ethnographies provide a unique opportunity for an in-depth look at pride and Organizational Citizenship Behaviour (OCB), An analysis of the existing set of published book-length workplace ethnographies (n = 108) reveals that both job satisfaction and pride in task completion are significantly associated with OCB. Associations between pride and OCB appear to be stronger than associations between job satisfaction and OCB. Workers' characteristic mood states, such as the pleasurable emotions created by pride in work and unpleasant feelings of shame from perceptions of chronic failure, appear to be highly relevant to the promotion of desirable outcomes for organizations. The results of this study illustrate the value of ethnographic data in the study of workplace emotions, cognitions, and their potential behavioural sequelae  相似文献

Abstract

This study aims to examine whether the relationship between overtime and well-being is influenced by the voluntary vs. involuntary (i.e., compulsory) nature of overtime work and by the presence or absence of rewards for overtime. We also explored the prevalence of these types of overtime and how they were related to work and personal characteristics. A survey was conducted among a representative sample of Dutch full-time employees (N=1612). AN(C)OVA was used to compare rewarded and unrewarded, voluntary and involuntary overtime workers on personal and work characteristics, fatigue, and work satisfaction. Most overtime workers were rewarded (62%). About half of the sample (n=814) could be classified as either voluntary or involuntary overtime workers, or as having “mixed reasons” to work overtime. Voluntary and unrewarded overtime workers had a relatively high income and favourable job characteristics. Involuntary overtime work was associated with relatively high fatigue and low satisfaction, especially for involuntary overtime workers without rewards who can be considered a burnout risk group. Voluntary overtime workers were non-fatigued and satisfied, even without rewards. It can be concluded that control over overtime and rewards for overtime are important for well-being. Moderate overtime work may not be a problem if it is done voluntarily. Moreover, the negative effects of compulsory overtime work may be partly offset by fair compensation for the extra work.  相似文献
