Decades of questionnaire and interview studies have revealed various leadership behaviors observed in successful leaders. However, little is known about the actual behaviors that cause those observations. Given that lay observers are prone to cognitive biases, such as the halo effect, the validity of theories that are exclusively based on observed behaviors is questionable. We thus follow the call of leading scientists in the field and derive a parsimonious model of leadership behavior that is informed by established psychological theories. Building on the taxonomy of Yukl (2012), we propose three task-oriented behavior categories (enhancing understanding, strengthening motivation and facilitating implementation) and three relation-oriented behavior categories (fostering coordination, promoting cooperation and activating resources), each of which is further specified by a number of distinct behaviors. While the task-oriented behaviors are directed towards the accomplishment of shared objectives, the relation-oriented behaviors support this process by increasing the coordinated engagement of the team members. Our model contributes to the advancement of leadership behavior theory by (1) consolidating current taxonomies, (2) sharpening behavioral concepts of leadership behavior, (3) specifying precise relationships between those categories and (4) spurring new hypotheses that can be derived from existing findings in the field of psychology. To test our model as well as the hypotheses derived from this model, we advocate the development of new measurements that overcome the limitations associated with questionnaire and interview studies.  相似文献

The agreement between a leader's self-rating of leadership and ratings from the leader's subordinates, peers, and superiors (i.e., self-other agreement) is critical to understanding leadership, but questions remain regarding the extent to which leaders are aware of their behaviors. This meta-analysis investigates whether leader-observer agreement is influenced by type of observer and type of leadership. First, we examined the convergence (i.e., correlation) between leader- and observer-ratings along several dimensions of leadership (e.g., initiating structure, consideration, contingent reward, and transformational leadership). Our results indicated that leader-observer correlations were generally moderate and of similar magnitudes for task- and relation-oriented behaviors (with the exception of a strong correlation for contingent reward). Next, we compared leaders' and observers' mean-level ratings (i.e., Cohen's d), and found that leaders generally reported lower or similar levels of task-oriented behaviors but higher levels of relation-oriented behaviors. Last, several variables (e.g., sampling method and study purpose) moderated leader-observer convergence. Implications of these findings for research, theory, and practice are discussed.  相似文献

The literature has often suggested that network leadership is different from leadership in hierarchical/single-agency structures. While this difference has been assumed, relatively little research has been conducted to determine whether such a distinction between network and hierarchical leadership actually exists. This study addresses this gap in the literature using data from 417 public sector leaders. We compared the leadership behaviors exhibited by a leader in their government agency with the behaviors exhibited by that same individual while leading his or her network. The leadership behaviors were classified into one of three categories common in the leadership literature. The results indicate that while the frequency of organization-oriented behaviors vary widely between the agency and network contexts, leaders in their networks focus more on people-oriented behaviors and less on task-oriented behaviors when compared to leading their agency.  相似文献

Existing research on charismatic leadership focuses primarily on the traits and behaviors of charismatic leaders and the effects of charismatic leaders on their followers. One issue that has been neglected, and others, is the disposition of the followers who form charismatic relationships with their leaders. To investigate this topic, we conducted a laboratory study in which participants' values and personality dimensions were used to predict participants' preferences for charismatic leadership vs. two other leadership styles: relationship-oriented and task-oriented leadership. The results showed that values and personality were useful in predicting leadership preferences. More research is needed to gain further insights into the active role of followers in the formation of charismatic relationships.  相似文献

Leadership is one of the most examined factors in relation to understanding employee well-being and performance. While there are disparate approaches to studying leadership, they share a common assumption that perceptions of a leader's behavior determine reactions to the leader. The concept of leadership perception is poorly understood in most theoretical approaches. To address this, we propose that there are many benefits from examining leadership perceptions as an attitude towards the leader. In this review, we show how research examining a number of aspects of attitudes (content, structure and function) can advance understanding of leadership perceptions and how these affect work-related outcomes. Such a perspective provides a more multi-faceted understanding of leadership perceptions than previously envisaged and this can provide a more detailed understanding of how such perceptions affect outcomes. In addition, we examine some of the main theoretical and methodological implications of viewing leadership perceptions as attitudes to the wider leadership area. The cross-fertilization of research from the attitudes literature to understanding leadership perceptions provides new insights into leadership processes and potential avenues for further research.  相似文献

Two studies were conducted to quantitatively and qualitatively examine supervisor–subordinate differences in perceptions concerning the quality of their LMX relationship. The results provided strong support for a lack of construct convergence between these two perspectives. Specifically, the findings suggest that leaders tend to focus more on task-oriented subdimensions and tend to give them greater weight when evaluating LMX relationships. However, subordinates are more oriented toward the social aspects of the relationship and perceive them as more important. This differential pattern was found to be generalizable across gender, race, and industry types.  相似文献

There has been sustained argument for contextualization of leadership development, none more so than when working with Indigenous and other marginalized peoples. Leadership development programmes are predominantly conducted by ‘outsider’ educationalists and consultants and the question of contextualization, of how much or how little, is a decision that is ultimately made in classrooms around the world under conditions of alien tutelage. Employing an autoethnographic approach, the article examines three examples of leadership development programmes in order to think about generalization and/or contextualization. Overall, this study finds that arguments for and against ‘generalizability’ and ‘contextualization’ might depend more on the skill and experience of the teacher rather than the corpus of knowledge over which so many battles are fought. It suggests that the potential embedded in generalizable programmes can be realized if there is sufficient pedagogic engagement and space created by culturally competent teachers and facilitators for local testing of generalized knowledge claims for their adaptation: personally, organizationally, nationally and globally. It also finds that the people and outcome focus aspects of leadership development seem to be more influenced by culture than other aspects such as personal leadership style preference that would appear to transcend ethic cultural background.  相似文献

Network scholars argue that one responsibility of leaders is to help their followers develop social capital. We suggest that one way leaders do this is by encouraging followers to engage in networking behavior. However, we argue that such encouragement is more effective when leaders are seen as less transformational, because followers are then less able to benefit from their leaders’ social capital. We support our arguments with a study of 142 followers and their leaders. Our findings show that followers engage in greater networking behaviors when encouraged by their leaders to do so, but this association is moderated by leaders’ transformational leadership style such that it is stronger as transformational leadership behaviors decrease. We thus introduce an unrecognized cost of leaders’ transformational leadership behaviors. Our findings contribute to research on networking behavior by investigating the role of transformational leadership style, and suggest avenues for research linking social capital and leadership.  相似文献

This investigation examined the relationship between leadership style and the content of vision tapes produced in a comprehensive leadership workshop with community leaders. The transformational leadership style of 141 leaders positively predicted the inspirational “strength” of their vision statements, as reflected in the level of optimism expressed in the videotaped presentation of their visions. Organizational size was related to vision strength and moderated the relationship between passive leadership style and vision strength.  相似文献

We investigate the impact of the circadian process (24-h biological cycles that influence sleep/wake periods) and chronotypes (individual differences in the timing of those cycles) in charismatic leadership. We theorize that the expressions of charismatic signals by leaders, and the perceptions of those signals by followers are influenced by the circadian process. Moreover, considering that individuals vary in their sleep awake preferences (larks vs. owls), we argue that chronotype interacts with time of day to influence expressions and perceptions of charismatic leadership. In Study 1, we found that synchrony between leader chronotype and time of day affects expressions of charismatic leadership. In Study 2, we turned our attention to the followers' circadian process and found that synchrony between a follower's chronotype and time of day affects follower's perceptions of charismatic leadership. Our new model highlights how charismatic leadership can be driven by circadian process.  相似文献

This paper reports an empirical investigation of business gaming in education and research. Subjects were approximately 200 junior and senior undergraduate students who were assigned to seven-man teams on the basis of scores on the Least Preferred Co-worker (LPC) leadership style questionnaire, and who played the Marksim business game during one academic semester. Relationships were explored between post-game perceptions of the game, team atmosphere and the leader, combinations of congruent and incongruent leadership styles, and measures of team performance. Also explored were relationships between several predictor variables (including grade point average) and measures of team performance. The results were generally disappointing in regard to business gaming as an educational tool. However, it seems that business gaming may hold promise for laboratory research in the behavioral sciences. The results of this investigation suggest that relationship-oriented and task-oriented leadership styles and combinations of these styles within hierarchically structured groups affect members' perceptions of the task and other aspects of the task environment but do not affect group performance, at least directly. These results may have significance for those interested in organizational design and the selection and development of leaders for first and second-level managerial positions.  相似文献

A terrorist attack targeting a workplace represents an organizational crisis that requires the leaders to manage emerging threats. The changing roles and expectations of the leaders are reflected in the employees' perceptions of them over time. The purpose of this study was to determine whether the 2011 Oslo bombing attack affected the targeted employees' perceptions of the leadership behaviors of their immediate superiors or the organizational managers' interest in the health and well-being of their workers. Ministerial employees (n  180) completed questionnaires on fair, empowering, and supportive leadership, in addition to human resource primacy, on two occasions several years prior to the terrorist attack. Assessments were then repeated one, two, and three years after the attack. Changes in the course of perceived leadership from predisaster to postdisaster were examined using bootstrapped t-tests and latent growth curve models. Furthermore, the general course of perceived leadership was compared with a nonexposed control sample of matched employees. Results showed that employees with high levels of posttraumatic stress perceived their immediate leader to be less supportive. However, overall perceptions of leadership were remarkably stable, which suggests that the effects of critical incidents on perceptions of leadership may be negligible.  相似文献

We explore some challenges that face authentic leadership scholarship including problems related to how the construct is understood and measured. We present a model of authentic leadership that looks at it, not as a leadership style, but as an outcome of a legitimation process. Authentic leadership represents legitimated follower perceptions of a leader's authenticity which are activated by moral judgments. We explain how a follower-centered assessment of the moral component helps explain leadership dynamics in situations involving ethical relativism, thus alleviating concerns regarding the presumed moral component of the construct. The overlap between leaders' and followers' value systems leads to impressions of authenticity, even in cases in which there are no clear universal moral standards. An authentic person's behavior cannot be labeled as “leadership” unless it is embraced by a follower who grants moral legitimacy to the leader. We then discuss the implications of our study for scholars and practitioners.  相似文献

Collaborative or shared leadership has frequently been advocated as an alternative to vertical or top-down leadership. Building on the conceptual and theoretical aspects of collaborative leadership developed in previous research, this study examined the specific communication behaviors and processes used to create collaborative leadership. Based on participant observation ethnography and interviews of all the major participants, the authors collaborated on this study to explore how the leader's attitudes, behaviors, and communication supported collaboration and how the group members participated in creating a collaborative culture. The findings may be transferable to other group endeavors in which leaders and members wish to create a collaborative group process.  相似文献

This research examined the relationship between organizational design and leadership in decision-making teams. It used a grounded theory-based qualitative research design. The validity of the research was enhanced by data triangulation, wherein quantitative psychometric data augmented the qualitative data that are traditionally used. The research was based upon two organizations within the substantive setting of the knowledge industry. The higher order category of consensual commitment explained effective decision-making. At the meso-level of leadership modeling, organizational design influenced both leadership style and decision-making. Specifically, an organizational design that generated lateral job roles and a relational leadership orientation was found to enhance consensual commitment, and provided a level of assurance against dysfunctional team dynamics.  相似文献

This paper empirically tests leadership identity construction theory (DeRue & Ashford, 2010), conceptually framing claiming and granting leadership as a negotiated process that influences leadership perceptions and decision-making in interdependent contexts. In Study 1a, an avatar video-based experimental vignette (replicated in Study 1b with a non-video scenario), we found that when a team member accepted an actor's leadership claim, observers' leadership ratings of the actor increased, whereas when the team member rejected the claim, observers' leadership ratings of the fellow team member increased. However, when an actor granted leadership, the fellow team member's response did not influence leadership ratings. Study 2 extended the conceptual model by identifying how claiming and granting influence leadership perceptions – through perceived competence – and when claiming and granting exert greatest influence, finding that women observers vary more in their responses to claiming and granting. The negotiated relational leader identity process ultimately influenced observer decision-making.  相似文献

The present study manipulated transformational and transactional leadership styles to examine their influence on individuals' performance on a stressful task, and on perceived social support, self-efficacy beliefs, emotions, and stressor appraisals. In addition, this study examined whether these variables mediated the relationship between leadership style and performance. Two hundred fourteen participants viewed video instructions for a stressful task presented by an actor depicting one of three leadership styles (transformational, transactional-contingent reward, and transactional-management by exception). Participants' psychological, emotional, and motivational responses to the videos were assessed prior to their engagement with the task. The transformational leadership condition was associated with enhanced task performance, higher social support perceptions, greater efficacy beliefs, lower negative affect, and lower threat appraisals compared to the transactional conditions. Causal modeling revealed that leadership style had a direct, rather than indirect, effect on task performance. The present research extends leadership research by providing an experimental evaluation of the costs/benefits of transformational and transactional leadership under stressful task conditions. Some of the results parallel those from correlational field studies, thus corroborating transformational leadership theory while other results diverge from theory, but present opportunities for future research.  相似文献

Q-methodology has proven to be an effective way to solicit participants' perceptions of outcomes. In this article, Q-methodology is described as a data collection tool that can be used to better evaluate the development of collective leadership. Additionally, this methodology provided a valuable tool for participants themselves (leadership development) and evaluators (evaluation development). In writing this article, we drew upon data from a longitudinal study of the Kellogg Leadership for Community Change (KLCC) initiative at six sites from 2002 through 2007 where multiple data collection strategies were employed, including Q-methodology.  相似文献

Attachment theory posits that the child's experiences with attachment figures (mostly parents) form the basis for an internal working model of self and others that can be either secure (others and self are perceived positively) or insecure (others or self are perceived negatively). In adulthood, these models are reflected in attachment styles which are manifested in various realms (e.g., romantic relationships). This article expands the conceptualization derived from attachment theory to the area of leadership. The arguments presented are anchored in the similarity found in the literature between characteristics of the secure attachment style and those of transformational leaders. The central hypothesis is that the style of transformational leadership will correlate positively with the secure attachment style. This hypothesis was examined in three studies conducted in officers' courses, using different sources of report in each study. In all three studies, significant correlations were found between secure attachment and transformational leadership. This new direction of research has important implications for the understanding of the personality and development processes of transformational leaders.  相似文献

Transformational leaders employ a visionary and creative style of leadership that inspires employees to broaden their interest in their work and to be innovative and creative. There is some evidence that transformational leadership style is linked to employee psychological well-being. However, it is not clear whether this is due to (1) a direct relationship between leadership behaviour and affective well-being outcomes, or (2) a relationship between leadership behaviour and well-being that is mediated by followers' perceived work characteristics. (Such characteristics include role clarity, meaningfulness, and opportunities for development.) This study aims to extend previous work by examining the validity of these two mechanisms in a longitudinal questionnaire study. The study was carried out within the elderly care sector in a Danish local governmental department. A theory-driven model of the relationships between leadership, work characteristics, and psychological well-being was tested using Structural Equation Modelling. The results indicated that followers' perceptions of their work characteristics did mediate the relationship between transformational leadership style and psychological well-being. However, there was only limited evidence of the existence of a direct path between leadership behaviour and employee well-being. These findings have implications for design, implementation, and management of efforts to improve employee well-being.  相似文献
