We investigated how leaders' gender interacts with anger and sadness expression and followers' attributions for their emotional expression on evaluations made by followers. In a laboratory study concerning hypothetical leaders, people evaluated the competence of male and female leaders differently depending on their emotional displays (anger vs. sadness). These differences were observed only when observers made high dispositional attributions for leaders' emotional expression. Perceived leader role-based emotional expression mediated these relationships. In a field study concerning actual leaders, dispositional attributions for sadness and anger expression were negatively related to follower perceptions of the leader, and these attributions moderated the relationships between leader gender and various follower perceptions of the leader. Leader prototype fit mediated these relationships. We discuss the implications of these findings for leadership research and practice.  相似文献

Transformational leadership (TL) and leader–member exchange (LMX) literatures provide theoretical frameworks and accompanying empirical evidence for studying the relationship between leader behavior and effectiveness. Although prior attention has been given to gender differences in leadership style and leader effectiveness, the moderating effects of the sex of the leader and subordinate on the leadership–leader effectiveness relationship have not been investigated. In a field study of employees from a manufacturing plant, we examined whether leader and subordinate sex, and the sex composition of the leader–subordinate dyad, moderated the linkages of each set of leader behaviors (i.e., TL and LMX) with actual evaluations of leader effectiveness provided by the leader's subordinates and direct supervisor. Although female leaders were rated as more effective than male leaders overall, a fine-grained analysis of leader–subordinate dyads revealed that the male leaders benefited more than the female leaders from the use of transformational leadership in the leader behavior–leader effectiveness relationship. Previous studies have found mixed results regarding the influence of positive and negative leader affect on follower performance. We propose that both leader happiness and leader sadness can be beneficial for follower performance contingent on whether the task concerns creative or analytical performance. This proposition was put to the test in two experiments in which leader affective display was manipulated and the performance of (student) participants was assessed. The results supported our hypothesis that a leader's displays of happiness enhance follower creative performance, whereas a leader's displays of sadness enhance follower analytical performance. Contrasting these findings with evidence for a subjective rating of leadership effectiveness, in line with an implicit leadership theory interpretation, leaders were perceived as more effective when displaying happiness rather than sadness irrespective of task type. The second study showed that the effects of leader affective displays on followers' creative performance and perceived leadership effectiveness are mediated by follower positive affect, indicating that emotional contagion partly underlies these effects.  相似文献

This research is a pre-registered replication of Rosette, Leonardelli, and Phillips' (2008) seminal work in leadership categorization theory. Their work established race as a component to the business leader prototype and found evidence that when a leader was given credit for successful organizational performance, White leaders were evaluated more favorably than non-White leaders. As leadership exemplars are evolving, however, a need to reexamine these relationships has emerged. Results from our replications of their first and third studies showed minimal support for the argument that being White is a component of the business leader prototype. Additionally, across six separate studies, we found no conditions in which White leaders received more favorable evaluations than their non-White counterparts. Contrary to our expectations, we found that non-White leaders received marginally more favorable ratings than White leaders in four of our studies.  相似文献

Leadership often serves as an explanatory category for performance outcomes (i.e., failure and success). This process can strengthen or weaken leadership effectiveness, because contingent on their performance leaders may gain or lose follower endorsement — the basis of leadership. Drawing on the social identity analysis of leadership, we hypothesized that leader group prototypicality and performance information interact to predict followers' perceptions of leadership effectiveness. Because group prototypical leaders are more trusted by their followers, we hypothesized that group prototypical leaders are evaluated as more effective after failure information than non-prototypical leaders. In contrast, we predicted that both prototypical and non-prototypical leaders should receive similar evaluations of leadership effectiveness after success. We found support for our predictions in a scenario experiment, a cross-sectional field study, and a laboratory experiment.  相似文献

The present study argues that leader emotional displays are important to consider both within and outside of transformational/charismatic paradigms and must look beyond positive and negative affect. Accordingly, this experiment examined the effects of emotion valence as moderated by leadership style (transformational vs. transactional) and activating potential (high vs. low) on follower satisfaction, evaluations of the leader, and creative task performance. Findings showed differential effects of positive and negative emotions for different leader styles for evaluations of transformational leadership and leader effectiveness and for follower performance. Additionally, positive emotions with higher-activating potential resulted in more desirable outcomes than those lower in activating potential, but the reverse was true for negative emotions. Findings are discussed in light of research and practical implications.  相似文献

Emotions in the workplace influence a number of critical cognitive tasks including information processing and decision-making. Moreover, the effect of emotion on these operations is often emotion-specific. Given these unique effects, leaders may need to learn how to manage subordinates' discrete emotions, and not just general affect. This laboratory experiment examined the effects of leaders suggesting different regulation strategies after subordinates experienced anger or pessimism. Effects of these emotions under different leader-facilitated regulation strategies were evaluated with respect to planning, a critical organizational task, and perceptions of leader effectiveness. Results demonstrated that the type of leader-facilitated regulation strategy moderates the relationships of anger and pessimism to planning. The findings imply that leaders should understand the differential effects of discrete emotions, and be prepared to help subordinates manage emotions accordingly.  相似文献

We examine the effects of moral (vs. competent) leadership on followers' leader evaluations and endorsement. In Study 1 (N = 157), followers evaluated a leader more negatively and endorsed them less when they failed on morality than competence. An indirect effect from leader morality to leader evaluation, through perceived group prototypicality emerged, demonstrating the identity-basis of this evaluation. In Studies 2 (N = 150), 3 (N = 297), and 4 (N = 192) participants considered incongruous situations in which the leader failed on morality but succeed on competence, or vice-versa. Followers expressed more negative evaluations and less endorsement of an immoral but competent leader than of a moral but incompetent leader, through group prototypicality. In Study 4, we manipulated group prototypicality. A leader considered prototypical of the group received worse evaluations when they behaved immorally, irrespective of their competence. Results contribute to the understanding of leader-followers dynamics.  相似文献

Based on the notion that leadership involves affective exchange (Dasborough, Ashkanasy, Tee & Tse, 2009), we hypothesize that a leader's mood and task performance can be determined in part by follower mood displays. In two laboratory experiments, leaders supervised teams where the team members were confederates instructed to display positive or negative moods. Results were that followers' mood influenced leader mood and task performance. Moreover, leaders of positive mood followers were judged to have performed more effectively and expediently than leaders of followers who expressed negative mood states. We replicated these findings in Study 2 and found further that leaders high on neuroticism performed less effectively than their low neuroticism counterparts when interacting with negative-mood followers. Collectively, by demonstrating that follower moods influence leader affect and behaviors, our studies provide support for a core element of the Dasborough et al. (2009) reciprocal affect theory of leadership.  相似文献

We examined the effects of happy and angry expressions of leaders on followers' organizational citizenship behavior (OCB). OCB involves behaviors that benefit an organization, but fall outside of formal job requirements and reward structures (Bateman & Organ, 1983). We show that leaders' emotional displays play a role in encouraging or discouraging OCB. In contrast to previous evidence that anger displays can increase follower motivation and in-role performance, Study 1 (a scenario study among employees of various companies) revealed a decrease in willingness to perform OCB after a leader expressed anger rather than happiness. In Study 2 (a lab experiment involving university students), participants expended less effort working overtime after being confronted with an angry rather than a happy leader. In both studies, the detrimental effects of anger were stronger when the anger was perceived as inappropriate. We conclude that anger may decrease OCB, especially when the target considers it inappropriate.  相似文献

Theory and evidence suggest leader emotion has an important influence on follower performance. However, we lack a theoretical framework to understand when the frequency of leader emotional displays may or may not explain significant variance in follower performance. To advance knowledge in this emerging line of research, we integrate Emotion As Social Information (EASI) theory with attribution theory to explore boundary conditions of the relationships of the frequencies of positive and negative leader emotional displays with follower performance. Results based on leaders and followers in three organizations show that leader surface acting acted as a boundary condition, neutralizing the effects of the frequencies of positive and negative leader emotional displays toward an individual follower on that follower's performance. In addition, higher frequency of negative emotional displays shown by the leader to all group members acted as a boundary condition, neutralizing the effect of the frequency of negative leader emotional displays toward an individual follower on that follower's performance. This work advances our understanding of the way the frequency of leader emotional displays may influence follower performance, introduces new types of contingency factors to the leader emotion area, and helps extend emotional labor theory to the leadership context.  相似文献

A critical challenge facing today's organizational leaders is gaining their followers' trust and having them view leaders as effective in addressing turmoil and change. Using a downsizing scenario as the context, this field experiment examined how a leader's positivity and transparency impacted followers' perceived trust, defined in terms of willingness to be vulnerable, and effectiveness of their leader. To test the hypotheses, 304 participants were randomly assigned to one of the four conditions of high (low) leader positivity × high (low) leader transparency. Results of our mixed methods study indicated both the leader's level of positivity and transparency impacted followers' perceived trust and evaluations of leader effectiveness. Besides limitations and suggestions for future research, we conclude with the practical implications that positive, transparent leaders may have on building trust and perceived effectiveness among their followers.  相似文献

We investigated the effect of self–other agreement in empowering leadership on leader effectiveness, job satisfaction, and turnover intention using a sample of 50 Norwegian municipal leaders (46 for leader effectiveness) and 168 (158) of their subordinates. The findings indicated that considering both self and subordinate ratings of empowering leadership was useful in predicting the outcome variables. In particular, subordinates of over-estimators reported lower job satisfaction and higher turnover intention. Moreover, leaders who underestimated their leadership were perceived as more effective by their superiors. For agreement (i.e., leader's self-ratings were in agreement with subordinates' ratings) the relationship between empowering leadership and leader effectiveness was curvilinear with an inverted U shape. Agreement in ratings of empowering leadership was not found to be related to subordinates' job satisfaction and turnover intention. The implications of these findings are discussed.  相似文献

A longitudinal field experiment examined a leader self-regulation intervention in teams engaged in a Business Strategy Module (BSM) of a University course. The BSM, which is an integral part of the degree programme, involved teams of four or five individuals, under the direction of a leader, working on a (simulated) car manufacturing task over a period of 24 weeks. Various aspects of team performance contributed towards module assessment. All leaders received multi-source feedback of leader task-relevant capabilities (from the leader, followers and module tutor). Leaders were randomly allocated into a self-regulation intervention (15 leaders, 46 followers) or control (25 leaders, 109 followers) conditions. The intervention, which was run by an independent coach, was designed to improve leaders' use of self-regulatory processes to aid the development of task-relevant leadership competencies. Survey data was collected from the leaders and followers (on three occasions: pre- and two post-test intervention), team financial performance (three occasions: post-test) and a final team report (post-test). The leader self-regulation intervention led to increased followers' ratings of leader's effectiveness, higher team financial performance and higher final team grade compared to the control (non-intervention) condition. Furthermore, the benefits of the self-regulation intervention were mediated by leaders' attaining task-relevant competencies.  相似文献

This research examines female leaders' responses to the gender–leader stereotype and the role of leadership self-efficacy in these responses. Using the biopsychosocial model of threat and challenge, this laboratory experiment examined women's cardiovascular, behavioral (i.e., performance), and self-report responses to the negative female leader stereotype as a function of leadership efficacy. Female participants, selected on leadership efficacy scores, served as leaders of ostensible three-person groups within an immersive virtual environment. Half were explicitly primed with the negative stereotype. As predicted, women with high, as opposed to low, percepts of leadership self-efficacy exhibited cardiovascular patterns of threat when performing the leadership task, and they performed better in the explicit stereotype activation condition compared to those not explicitly primed. Additionally, this threat was consistent with positive reactance responses on behavioral and self-report measures. Low efficacy leaders were not threatened, but they did show stereotype priming effects by assimilating to the negative stereotype on the self-report and behavioral measures. This research provides greater insight into stereotype reactance effects and highlights the role of self-efficacy in moderating stereotype threat and stereotype priming effects.  相似文献

Previous research has demonstrated that social stereotypes associated with women's gender can preclude them from leadership positions. It remains unclear whether these stereotypes affect how people perceive male and female leaders, however. To examine people's stereotypes, we extracted their mental representations of male and female leaders and typical men/women (referred to as nonleaders) using reverse correlation. We then asked perceivers to rate these prototypes’ apparent leadership ability and traits related to power and warmth across contexts that represented typically masculine, feminine, or neutral domains. Leaders in a feminine context appeared more leaderlike than nonleaders, but as equally leaderlike in neutral and masculine contexts. Moreover, female leader faces appeared more powerful than female nonleader faces but male leader and nonleader faces appeared equally powerful. Male leaders were perceived as warmer than male nonleaders, however, whereas female leaders and nonleaders were perceived as equally warm. Thus, people’s gender, social stereotypes, and the context in which leaders are judged influence how people conceive of male and female leaders, with counterstereotypical attributes distinguishing leaders within their gender.  相似文献

We conducted a longitudinal survey of public response to the economic crisis to understand the trajectory of risk perception amidst an ongoing crisis. A nation-wide panel responded to seven surveys beginning in late September 2008 at the peak of the crisis and concluded in October 2009. At least 600 respondents participated in each survey, with 413 completing all seven surveys. Our online survey focused on perceptions of risk (savings, investments, retirement, job), negative emotions toward the financial crisis (sadness, anxiety, fear, anger, worry, stress), confidence in national leaders to manage the crisis (President Obama, Congress, Treasury Secretary, business leaders), and belief in one's ability to realize personal objectives despite the crisis. We employed latent growth curve modeling to analyze change in risk perception throughout the crisis. Our results suggest that, in general, people's perceptions of risk appear to decrease most rapidly during the initial phase of a crisis and then begin to level off. Negative emotion about the crisis was the most predictive of increased risk perception, supporting the notion of risk as feelings. Belief in one's ability to realize personal objectives was also predictive. Confidence in national leaders, however, was not predictive of perceived risk. Finally, our results demonstrate that groups may experience a crisis differently depending on a combination of personal characteristics such as gender, income, numeracy, and political attitude. Risk management and communication should work in sync with these mechanisms and differences across groups.  相似文献

Of all actors involved in managing an organizational crisis, strategic leaders play a particularly central role. However, the growing scholarship on the impact of strategic leaders in crisis situations is characterized by a high degree of fragmentation, considerably hindering the generation of parsimonious theory and practically useful insights. To address this issue, we conduct a systematic multidisciplinary literature review that spans the research streams on strategic leadership and organizational crises. For each type of strategic leader—Chief Executive Officer (CEO), top management team, and board of directors—we identify the different applied theoretical lenses and highlight commonalities and differences between studies and their insights. We use our review to derive an integrative conceptual framework that guides future research. Our exploratory review unveils that, while each type of strategic leader plays a significant role in a crisis context, the perspectives taken and the resulting evidence vary: as for the CEO, research focuses on social evaluations—for instance, based on the CEO's appearance—as well as agency-theoretic considerations—particularly, financial incentives. Regarding the top management team, research mostly adopts a managerial and organizational cognition lens, focusing on characteristics such as personality and human capital. Lastly, for the board of directors, agency-theoretic considerations again dominate the scholarly conversation, especially studies of board independence. Overall, we review and organize a rich but patchy research landscape, and we derive ample opportunities for novel theoretical and empirical inquiries into strategic leaders and their role in managing organizational crises.  相似文献
