The purpose of this study was twofold: (1) to identify the factor structures associated with three Western-developed instruments (Small Business Workplace Learning Survey, Minnesota Satisfaction Questionnaire, and the Organizational Commitment Questionnaire, hereinafter referred to as SBWLS, MSQ, or OCQ) used to assess workplace learning, job satisfaction, and organizational commitment when applied in a non-Western setting; and (2) to determine if individuals who differed in terms of selected demographic variables, differed in terms of the derived constructs. The factor analytic structure of each instrument which was originally established using Western samples was compared to the factor structure results obtained for an Eastern sample. Quantitative data were collected from employees in 26 small to midsize IT companies in Taiwan. A total of 206 valid surveys were obtained and analysed out of 450 that were distributed. The factor structure of each instrument generated from this study appeared to be substantially different from those obtained for the original instruments. The researchers suggest that the highlighted structure deviations reflect some culturally oriented factors which might be useful for developing more indigenous instruments. Regarding the participants' demographic variables, no differences in terms of SBWLS, MSQ, or OCQ were found for Gender, Age and Tenure. Marital status was significant in terms of MSQ and OCQ. Workplace bullying is increasingly recognised as a risk factor for job loss and exclusion from working life. Consequently, bullying may represent an antecedent of job insecurity, but this notion has not been sufficiently tested using prospective, representative data. In the present study, the association between workplace bullying and job insecurity was therefore investigated using a two-year time lag and a representative sample of Norwegian employees (N?=?1775). Employing regression analysis, support for a cross-lagged effect of bullying on stability adjusted job insecurity was found. With respect to explanatory mechanisms, a moderated mediation analysis also revealed that this relationship is mediated by continued exposure to bullying behaviours at T2, and, that the relationship between baseline bullying and continued victimisation at T2 is moderated by laissez-faire leadership (i.e. the enactment of passive-avoidant and non-responsive leadership behaviour). Thus, laissez-faire leadership appears to represent a condition under which the bullying process can endure and progress, and the bullying behaviours associated with such sustained and escalated scenarios seem to be particularly relevant antecedents of job insecurity. These results represent novel contributions to our understanding of workplace bullying and job insecurity, holding important implications for prevention of workplace bullying and alleviation of its negative consequences. 相似文献

Despite extensive examination of predictors for turnover and turnover intention, most studies have focused on attitudinal and behavioural aspects of individual employees. Based on a study of knowledge workers in a Korean conglomerate, we investigated the effects of personal (i.e. core self-evaluations and proactive personality) and contextual factors (i.e. perceived organizational support, developmental feedback, and job complexity) on turnover intention. There were modestly negative but significant correlations between the contextual factors and turnover intention. In addition, core self-evaluations were found to be negatively related to turnover intention. Managers and human resource development professionals could play a pivotal role in retention of these knowledge workers by building better practices related to organizational culture, providing job redesign, and engaging in other employee developmental practices such as coaching. 相似文献

The accident that occurred on board the offshore platform Piper Alpha in July 1988 killed 167 people and cost billions of dollars in property damage. It was caused by a massive fire, which was not the result of an unpredictable "act of God" but of an accumulation of errors and questionable decisions. Most of them were rooted in the organization, its structure, procedures, and culture. This paper analyzes the accident scenario using the risk analysis framework, determines which human decision and actions influenced the occurrence of the basic events, and then identifies the organizational roots of these decisions and actions. These organizational factors are generalizable to other industries and engineering systems. They include flaws in the design guidelines and design practices (e.g., tight physical couplings or insufficient redundancies), misguided priorities in the management of the tradeoff between productivity and safety, mistakes in the management of the personnel on board, and errors of judgment in the process by which financial pressures are applied on the production sector (i.e., the oil companies' definition of profit centers) resulting in deficiencies in inspection and maintenance operations. This analytical approach allows identification of risk management measures that go beyond the purely technical (e.g., add redundancies to a safety system) and also include improvements of management practices. 相似文献
