This study illuminates the work of moral mediators, which I define as organizational actors who work to strategically monitor, maintain, and manage the moral identity of others. My layered, organizational, narrative analysis of the mentoring organization Big Brothers Big Sisters draws on two types of data: client stories featured on the national website and ten in‐depth interviews with case managers at a local agency. My analysis demonstrates how case managers employ an emotional labor technique of drama dilution, or work done to add ambiguity to public storytelling in ways that leave more space for variations of deservingness, success, and morality. This article emphasizes the paradoxical nature of public organizational narratives and highlights the need for continued exploration of day‐to‐day work in conjunction with organizational structure and cultural values and beliefs.  相似文献

This article examines the objective and subjective aspects of managerial careers in six large firms that have experienced organizational restructuring. We begin by assessing the dominant models of change in career structures, particularly those which emphasize the 'portfolio' route to career success. Although elements of the bureaucratic career remain, we find some evidence of the shift predicted by these models amongst the younger generation of managers. However, it is striking that not all young managers are able to take advantage of the opportunities offered by the new career model. Indeed, cultural capital has an increasing impact on career achievement. Younger managers are responding by reorienting away from organizational loyalty towards a concern with individual career projects.  相似文献

This is an exploratory study of leadership, organizational culture, and organizational innovativeness in a sample of nonprofit human service organizations: Associations of Retarded Citizens. Although leadership has been held out as one of the most important predictors of innovation, this study found it was not correlated with organizational innovativeness. Examination of the relationships between leadership and cultural variables provided some alternative explanations for this finding. Positive relationships among transformational leadership, organizational values, and cultural consensus (degree of agreement among employees on those values) indicate that leadership practices employed in this sample created strong cultural consensus around values that may inhibit innovation. These findings suggest that examining the link between leadership and organizational culture is important for understanding how leadership and innovation are related. This article sets out practical implications, based on the results of the study, that may help nonprofit managers create workplaces supportive of innovation.  相似文献

This field note is based upon a case study of US expatriates working for a multinational nonprofit organization in North and Central Africa. The purpose of this study was to examine expatriate culture adjustment from two vantage points. First, the study tested the impact of three organizational conditions on expatriate culture adjustment. Second, the study examined the relationship between an expatriate's culture adjustment and (1) their intention to prematurely leave the international assignment and (2) their effectiveness in host country relationships. In the first phase of analysis, the study found that the expatriate's alignment with organizational mission and values, level of team esprit‐de‐corps, and job satisfaction were significant predictors of national cultural adjustment. In the second phase, the study found that higher levels of expatriate cultural adjustment (1) yielded lower levels of employees’ premature turnover intention and (2) enhanced the expatriate's ability to work with host country nationals and their organizations. The validated survey instrument in this study provides managers with a tool to measure the organizational conditions, expatriate's level of cultural adjustment, turnover intention, and relationships with host ‐country nationals. Implications for research and practice are discussed.  相似文献

This article explores the relationships amongtime, organizational, and national cultural distance inan international joint venture setting. Moreparticularly, the extent to which the longevity of aninternational joint venture affects the intensity of itscultural differences, is investigated in a sample of 51international joint ventures set up in Hungary. Itaddresses certain mechanisms available to aninternational joint venture's managers and to its partners todeal with cross-cultural issues. The results suggestthat the temporal dimension is a cultural moderator ofprime importance, but to be totally effective, it must be combined with a willful strategy ofcultural integration.  相似文献

This article is based on a current research, combining quantitative (human resources figures and statistics) and qualitative data (60 interviews with career managers, top managers and high potential talents, both men and women), conducted in a major French utility company on the subject of diversity and more specifically on the issue of women's access to top management positions. The main purpose of this research is to understand the difficulties women may encounter in the course of their occupational career linked to organizational aspects, including the ‘glass ceiling’ processes, informal norms related to management positions (such as time and mobility constraints) and social and cultural representations attached to leadership. The other perspective of this research focuses on the different strategies women and men build either to conform to the organizational norms or bypass them. The issue of work–life balance are therefore addressed both from a corporate/organizational standpoint and an individual and family perspective.  相似文献

There are still fewer female than male managers in Norway's state bureaucracy. This article asks if there are organizational barriers which prevent women from entering these positions. Is there really a glass ceiling, or must one look outside the organizational environment to find an explanation? Is it rather the case that the scarcity of female managers is caused by women's own preferences or their life situations outside work? Or do both contribute to the situation? The study shows that female managers are treated just as well as male managers in central parts of the state bureaucracy. Employers give equal shares of respect and attention to both genders. Female managers are encouraged to apply for the same number of jobs as men and are offered an equal number of jobs as men when they apply; in fact, women are offered more jobs than men, when one controls for the number of job applications. This indicates that organizational barriers are not the problem. The study also shows that there are no differences in work orientation between male and female managers. Female managers are just as ambitious as male managers. Nor do female managers find it more difficult than male managers to combine work and family life. So, how can one explain the low number of female managers? The study shows that one reason can be that female managers apply for management jobs less often than their male colleagues. The cause of this seems to be anticipated discrimination rather than lack of ambition or self‐confidence. However, this slows down women's movement into higher management positions in the state bureaucracy.  相似文献

This article examines how recruitment decision‐makers’ cultural capital can influence their concerns about the organizational fit of skilled migrants (SM). We used survey data and interviews with Information Technology organizations in Australia. The study highlights the decision‐makers’ relatively poor understanding of non‐western cultures and how it negatively influences their perception of candidates from non‐western backgrounds. Furthermore, this study also notes how organisational cultural values and decision‐makers’ exposure to diverse cultures can influence their assumptions about the value of international qualifications and work experiences. Similarly, it can also influence how they assess the perception of fit based on a candidate's appearance and communication style. Consequently, the cognitive biases and judgements of resource acquisition managers can act as gatekeepers who keep non‐western SM out of the organizational resource pool. The article concludes by noting the importance of human resource practices that seek to develop cultural capital of decision‐makers.  相似文献

The present article examines the relationship between networking modes and performance for 138 nonprofits in Israel. We draw upon the bridging and bonding concepts and social exchange theory and introduce the sharing and consulting networking modes to predict performance in terms of organizational growth in resources. We suggest that differences in networking modes (1) reflect variations in organizational size and age and (2) affect organizational growth in resources. We show that (1) the consulting networking mode is more frequent among managers of smaller and younger nonprofits, (2) sharing is characteristic of managers in older and larger nonprofits, (3) sharing has a strong effect on organizational growth, and (4) the sharing and consulting modes are better predictors of organizational performance than those of bonding and bridging. The results indicate that nonprofit growth in organizational resources is possible with networking when managers aspire to higher involvement in the networking process due to the scope and extent of goals.  相似文献

This article uses the contributions of ergonomics to understand the work performed by hotel managers. The concern to understand the job of managers is something new in the ergonomics and few studies address this issue, especially in what concerns the work of hotel managers and its aspects of performance and health, which is the focus of this article. Through a literature review on the subject, it is sought to understand the managers' work activity, the impacts on their health and their organizational performance, as managers take an ambivalent position in organizations, since they have to deal directly with the demands of upper and lower hierarchies in a context of high competition, organizational changes and user requirements. It is then inferred there is a risk of increased work density for managers, bringing negative consequences to their health and organizational performance. This phenomenon, still poorly covered by ergonomics, contributes to a certain invisibility of the manager's work in society as a whole, when the manager may suffer from health problems, which are also common in certain populations of workers who do not take the managerial function.  相似文献

The ability of organizational members to identify and analyse stakeholder opinion is critical to the management of corporate reputation. In spite of the significance of these abilities to corporate reputation management, there has been little effort to document and describe internal organizational influences on such capacities. This ethnographic study conducted in Red Cross Queensland explores how cultural knowledge structures derived from shared values and assumptions among organizational members influence their conceptualisations of organizational reputation. Specifically, this study explores how a central attribute of organizational culture – the property of cultural selection – influences perceptions of organizational reputation held by organizational members. We argue that these perceptions are the result of collective processes that synthesise (with varying degrees of consensus) member conceptualisations, interpretations, and representations of environmental realities in which their organization operates. Findings and implications for organizational action suggest that while external indicators of organizational reputation are acknowledged by members as significant, the internal influence of organizational culture is a far stronger influence on organizational action.  相似文献

We use organizational justice theory to examine how perceptions of fairness affect the decision‐making process of line managers. In‐depth interviews were conducted with 35 Irish managers to explore how managers make organizational allocation decisions in cases where it is impractical to offer work–life balance accommodations to all employees. The findings suggest that firstly, managers construct the ‘life’ aspect of work–life balance within a heteronormative framework, where the emphasis is on caregiving and most usually parenting. Secondly, managers actively use their decision‐making powers around both formal and informal work–life balance supports to minimize injustice within their departments. By bringing together ideas about organizational justice and managerial decision‐making, we indicate how managers determine fairness through a decision‐making process narrowed by embedded gender role beliefs. While common potential assessment is perceived as a human resource task, today??s organizations need to integrate organizational and human development. The concept of organizational design suggests a conceptual framework to align strategy, structure, processes, human resources, and reward systems to help organizations be innovative and responsive to changes. However there is also a need to innovate potential assessment processes themselves. Thise paper illustrates the interactions among potential assessment and organizational development. This requires understanding the relevance of dynamic roles and distributed leadership, and their impact on the growing need of meta-competences of members of the organization to successfully profile their roles as well as to add value to the entire organizational design. A critical issue pertains to the professional use of tests, including principles of multiple diagnoses and acknowledging the psychodynamic and cultural influences on how to take a test. Thise paper provides practical guidelines on how to design assessment processes, incorporating learning for all participants in team settings, self assessment and shifting from judging towards exploring relationship among managers, participants and assessors. This way of practicing potential assessment turns out to be a powerful approach for both, potential development on the individual level as well as core competence development on organizational level.  相似文献

This study explored barriers and facilitators to adoption of compliant flooring as a fall injury prevention strategy within long-term care from the perspective of 18 long-term care senior managers. In-depth interviews were recorded, transcribed, and analyzed using the Framework Method. The most important organizational facilitators to adoption were potential for injury prevention and long-term care staff's openness to change. The most important organizational barriers to adoption were negative effects to long-term care staff and financial considerations (i.e., cost and lack of funding). The most important general organizational considerations were uncertainties about clinical effectiveness, effects on long-term care staff, and flooring performance. Overall, compliant flooring was viewed positively for long-term care. The findings also suggest an opportunity for knowledge translation to inform long-term care senior managers about the existing evidence on compliant flooring.  相似文献

The Opportunity 2000 Campaign has recognized that equal opportunity policy change has to be accompanied by a process of culture change in organizations. However, sustaining commitment to an equal opportunity culture may be a difficult task in times of rapid and varied organizational change. In particular, the volume and scope of ‘restructuring’ that follow mergers, acquisitions, divestment, the introduction of internal markets, and other changes in business strategy often lead to ‘downsizing’, ‘delayering’, and outsourcing of business functions. This can have very variable outcomes for the careers of women managers. For them the experience of organizational restructuring is akin to participation in a lottery in which they are occasionally winners, but usually losers. This is the main finding from in-depth case studies of three large organizations in the public sector, pharmaceuticals, and financial services, which have all experienced some form of ‘restructuring’ over the last five years. The main conclusion of this research is that unless restructuring involves an expansion of managerial positions it is likely to disadvantage women managers. The reasons for this are that it leads to job losses in functions where women are concentrated; highlights the disadvantages of poor line manager support; reinforces exclusion from the valuable informal organizational networks that provide access to career development opportunities; and renders formal equal opportunity policy monitoring ineffective. These findings have considerable implications for organizational and national policy initiatives to achieve an equal opportunity business culture.  相似文献

The Association for Rural Advancement (AFRA), a nongovernmental organization in South Africa affiliated with the National Land Committee (NLC), seeks to redress the legacy of unjust land dispensation during the apartheid period. AFRA is the first organization within NLC to deal openly with issues of race and gender; this process has been conflictual, however. At gender training workshops conducted by White development workers, many staff expressed the view that sexism is an alien Western issue. Moreover, gender sensitivity was interpreted by Black staff as an assault on their race and cultural identity. The staff itself was polarized on racial grounds, with White managers and Black field workers. Staff further expressed concerns that a gender perspective would dilute AFRA's focus on land reform and alienate rural women who want male household heads to continue to hold the title to their land. The organizational structure was reorganized, though, to become more democratic and racially representative. The 1995 appointment of the first field worker assigned to address women's empowerment in both the organization and target communities refueled the controversy, and a gender workshop led by a psychologist was held to build trust and unity. Staff moved toward a shared understanding of gender as an aspect of social differentiation. AFRA has since committed itself to develop an integrated gender strategy sensitive to people's needs and fears.  相似文献

In efforts to reform the child welfare system, agency leaders must involve staff at all levels; yet, little research has been done to determine which organizational factors encourage or inhibit staff engagement. Employees from an urban child welfare agency were invited to complete a survey regarding organizational effectiveness and its influence on reform efforts. The results show how these findings can be used by managers to improve practice, specifically through increased information sharing with stakeholders.  相似文献

Nonprofit sport clubs experience organizational problems regarding the recruitment and retention of members, volunteers, and coaches, and the financial situation of the club. The purpose of this study is to investigate the impact of different types of organizational resources on the severity of organizational problems. A theoretical framework based on the concept of organizational capacity is presented, which explains the influence of human, financial, infrastructure, and cultural resources on organizational problems. The empirical evaluation is undertaken using data from a nationwide online survey of nonprofit sport clubs in Germany (n = 19,345). The regression results show that human resources (women on the board, secondary volunteers, etc.), financial resources (Herfindahl index), infrastructure resources (own facilities, and public facilities), and cultural resources (e.g., strategic policy, formation policy, value of conviviality, and variety of sports) are significant determinants of organizational problems. The findings of this study have implications for the management of voluntary sport organizations.  相似文献
