This study examines unfolding organizational learning processes at MacMillan Bloedel, a company which, after years of resisting stakeholder pressures for change, disengaged from the field’s dominant paradigm and developed a new solution. We elaborate the Crossan, Lane and White multi–level framework of organizational learning processes, finding support for the four feedforward learning processes they identified (intuiting, interpreting, integrating and institutionalizing), and adding two action–based learning processes: ‘attending’ and ‘experimenting’. We introduce the concept of a ‘legitimacy trap’ to describe an organization’s over–reliance on institutionalized knowledge when external challenges arise. The trapped organization rejects external challenges of its legitimacy when it perceives the sources of those challenges to be illegitimate. Feedforward learning is blocked as the organization escalates its commitment to its institutionalized interpretations and actions. Taking a grounded theory approach, we discuss how individuals attend to new stimuli and engage in intuiting about them, how groups interpret, experiment with and integrate new solutions, and how the firm validates and institutionalizes the successful solution. Facilitators and impediments of each of these learning processes are identified. Our additions to the model recognize the importance of context in organizational learning processes, and suggest how power may impact organizational learning.  相似文献

This paper advances knowledge regarding how fathers and mothers perceive and experience flexible working opportunities. It does this through applying the theoretical concept ‘belonging’ to ‘Parsonian’ classifications of parenting and work. In so doing it makes transparent the misconceptions and inequities which exist among parents and their organizational environments. Focusing initially on a qualitative study of fathers’ experience of working flexibly, the paper shows how fathers felt marginalized from the possibilities of flexible work due to line managers’ assumptions that men belonged to an ‘instrumental’ economic provider group. The paper contributes a new angle to debate by articulating how fathers perceived employed mothers as belonging to an ‘expressive’ child‐oriented group, with privileged access to flexibility. However, drawing upon a study of maternity and flexible work we query fathers’ assumptions that flexibility was easily available to mothers, suggesting that fathers’ perceptions of maternal privilege were misconceived. While mothers were categorized as belonging within an ‘expressive’ group associated with childcare, they were nevertheless discouraged from accessing flexibility. Inequities between women and men (with regard to flexibility) thus appeared to be less significant than fathers supposed.  相似文献

Despite a rich tradition of scholarship across many disciplines, organizational research on the topic of generations has been relatively scarce. In this article we develop a framework for studying generations in organizations that draws on multiple conceptualizations across multiple disciplines. Our framework distills two distinct critical elements that give ‘generations’ agency in organizational settings – chronology (the idea that a unique location in time creates a ‘generation’) and genealogy (the idea that generations are linked through the transmission/descent of ideas/values/skills/knowledge). After an historic overview of the evolution of the topic of generations, we review generational research across the fields of political sociology, family sociology, psychology, social anthropology, cultural sociology, demography, and gerontology. Our framework elucidates how linkages between generations, based on chronology and genealogy, can be characterized in organizations and how the nature of intergenerational contact and transfer predicts a wide range of organizational outcomes such as change/innovation, conflict, turnover, and socialization. We outline the implications of this framework for future research on generations in organizations.  相似文献

Research on gendered identities in management has exploded over the past three decades. The focus on gender obscures the place of sexuality in gendered theory. In this article theories of gender as ‘object’, ‘subject’ and as social processes are used as interpretative frames to explore the ways in which gender and sexuality are enacted by lesbian managers. Their narratives demonstrate that managing gender was experienced primarily as managing heterosexuality. Disjunctions in identity positions revealed that heterosexual assumptions provide the foundation of gender. Reframing gender as ‘heterogender’ foregrounds heterosexuality and gender as intertwined and provides another layer to understanding how gender is ‘done’ in management.  相似文献

To strategically manage the deployment of collective human resources toward performance, managers must recognize, interpret, and align the volatile resources of productive organizational energy. Despite relevant prior work, research and practice still lack a comprehensive approach toward analyzing and managing energy patterns over time. We develop a framework for temporal configurations and prototypical trajectories of productive organizational energy. We then introduce the ‘Energy Pattern Explorer’ as a strategy tool to: (1) identify and predict actual patterns of productive organizational energy in organizations, and (2) suggest energy leadership activities specific to current and anticipated changes and patterns of productive organizational energy. We provide examples of how managers can use this tool and conclude with suggestions for research and practice.  相似文献

The construction of “strategic coherence,” defined as the development of a system of mutually compatible meanings among organization members about desirable organizational directions, is clearly a crucial issue for organizations. Yet, how to achieve it is in part an open question. While previous studies have considered how strategic coherence may emerge across top levels of management through strategic planning activities and negotiations among senior leaders, we know much less about the contribution of other actors and processes behind the scenes (in non-strategy roles). Drawing on an ethnographic study of a public hospital's planning and project management practices, this paper therefore focuses on the bundles of practices, people and tools through which strategic coherence can emerge across different levels and sectors in mundane activities. We build on the concept of “enabling leadership”, grounded in practice theories of leadership, as our analytical lens. The study reveals how strategic coherence is socially constructed by practices of ‘fueling’, ‘shaping’ and ‘entwining’ mutually compatible meanings, in interactions among diverse people and tools. We propose a grounded model of the construction of strategic coherence as the progressive socialization of meanings about organizational direction that is not just administered from the top, nor naturally emergent from the grass-roots, but that is a collective and inherently socio-material accomplishment of enabling leadership.  相似文献

As employees’ support for an organizational change is critical for its success, change agents require guidelines on how to initiate change recipients’ endorsement. Accordingly, there is a need for an evidence-based understanding of which communication behaviors drive positive versus negative change reactions, as well as about the psychological mechanisms that explain effective communication. To advance our knowledge about successful change communication, we tested how autonomy-supportive communication, autonomy-restrictive communication, and reflective listening are associated with change recipients’ reactions. Building on Self-Determination Theory, we also tested the mediating mechanism of the satisfaction of recipients’ psychological needs between change agents’ actions and change recipients’ reactions. In three studies, we explored how change agents can use their communication to enhance recipients’ change readiness, as manifested in increased energy-saving intentions. In Study 1, we separately examined the effect of each communication behavior on change readiness. We coded dyadic change conversations for autonomy-supportive (vs. autonomy-restrictive) communication and reflective listening. Results showed that autonomy-restrictive communication negatively impacted recipients’ change readiness. Study 2 used an online experiment to distinguish between the effect of change agents’ autonomy-supportive and -restrictive communication. We found an indirect effect of change agents’ communication behaviors on recipients’ change readiness via psychological need fulfillment. In Study 3, we investigated how change agents “in the field” responded to recipients’ expressed resistance. Findings indicated that change agents use more autonomy-restrictive than -supportive communication, suggesting that their communication typically undermines rather than facilitates recipients’ change readiness.  相似文献

The bureaucratic organization is still regarded as the conventional organizational form, but is ill‐suited to an increasingly pluralistic world. Research on the variety of organizational forms has increased dramatically over the past three decades and offers the potential to understand better how pluralism is manifested and managed within organizations. However, this research remains fragmented. The purpose of this paper is to review and synthesize research on unconventional organizations to explore how organizations resolve or attenuate the tensions related to pluralism. Drawing from research in leading management journals, it covers seven distinct literatures: ‘referent organization’, ‘temporary organization’, ‘pluralistic organization’, ‘meta‐organization’, ‘bridging organization’, ‘hybrid organization’ and ‘field‐configuring event’. For each literature, the authors trace the genealogy of the key concepts and review their distinct insights regarding organizational pluralism. They then synthesize and discuss their collective contributions and conclude with avenues of research for pluralism in organizations.  相似文献

Since the extant literature largely ignores the conditions that moderate the impact of CSR on employees’ related outcomes, we examine the moderating effect of employees’ collectivist orientation on the relationship of CSR. Most specifically, this study explores how individual employee differences moderate the influence of CSR on employee behavior. Using self-reports of 378 employees we examined how employees’ collectivist orientation moderates the relationship of CSR on knowledge sharing behavior through organizational identification. Three of the four components (i.e., community, employees, and consumers) of CSR positively affect employees’ organizational identification and knowledge-sharing behavior. However, while the effects of community-related CSR actions on the employees’ outcomes are stronger for individualistic employees, the effect of employee-related CSR actions on organizational identification is stronger for collectivist employees. The findings are unique in the sense that we show empirically that different employees are influenced by different types of CSR actions. The study therefore suggests that the internal affects of CSR activities depend on the nature of the employees witnessing them.  相似文献

In the absence of empirical research, media and government publicity have created false expectations and unnecessary anxieties about the effects of new technology. It is comparatively easy to show how information technology can produce productivity gains and job losses in specific areas. But it is not realistic to extrapolate ‘local’ effects to an organization as a whole, or to the economy. The argument of this paper is that it is necessary to consider the implications of technical change on three ‘levels of effect’—operating, organizational and strategic—in order to make a comprehensive assessment. Management, however, appear to concentrate on operating criteria, ignore the consequences of organizational decisions, and do not explore the strategic opportunities of the new technology. The potential strategic advantages may thus not be achieved.  相似文献

The literature on strategic change is based mostly on research in the private sector. This paper suggests that change in public sector organizations is equally worthy of study and can offer novel insights. Findings from research into the development of services for HIV/AIDS in NHS health districts are used to illustrate six generic themes in strategic change processes. The first theme concerns the role of context in potentiating change, and in promoting a diverse response in different localities despite unifying government guidelines. A second theme introduces the initiators of change, the ‘product champions’, a less homogeneous group than is sometimes suggested. Although personal status, energy and pro-activity were shared characteristics, individuals differed in style and methods used to attain goals. Theme three highlights social movements as mediators of change. Consumerism has affected both private and public sector industry, but for HIV/AIDS the process has been particularly visible. The mobilising role of crisis comes next. A three phase model is suggested, linking ‘crisis-as-threat’ and ‘crisis-as-opportunity’ theories. A fifth theme concerns changes in organizational culture provoked by HIV/AIDS, and the role played by symbolism - often unpredictable and not easily manipulated by management. The last theme is organizational learning; how learning about HIV/AIDS diffused through the districts, and how well learning generalizes to other issues. In conclusion, it is argued that the study of processes of change in a public sector organization can contribute to general models of strategic change and help to develop organizational theory.  相似文献

This study aims to bridge two research streams that have evolved relatively apart from each other, namely the research streams on organizational identity and on employer branding (employer image). In particular, we posit that it is crucial to examine which factors company outsiders (applicants) as well as company insiders (employees) associate with a given employer. To this end, this study uses the instrumental–symbolic framework to study factors relating to both employer image and organizational identity of the Belgian Army. Two samples are used: a sample of 258 Army applicants and a sample of 179 military employees. Results show that both instrumental and symbolic perceived image dimensions predict applicants' attraction to the Army. Conversely, symbolic perceived identity dimensions best predict employees' identification with the Army. Results further show that employees also attach importance to outsiders' assessment of the organization (construed external image). Theoretical and practical implications for managing organizational identity and image are discussed.  相似文献

This paper considers the difficulties associated with evaluating the expected value of additional information when the outcomes of various decision alternatives may be correlated. Such correlation is explained in terms of dependence of outcomes on common exogenous factors and it is argued that decisions regarding what, if any, additional information to collect should take such dependencies into account. A model-based ‘fixed-parameter’ approach to evaluating EVPI in such a context is developed and compared to the traditional ‘fixed-correlation’ approach. The results suggest that different assumptions about the issue of correlation can produce different, sometimes contradictory, conclusions about the expected value of additional information and bence, should be explicitly stated as part of any pre-posterior analysis. A hybrid model encompassing both approaches and rooted in the theory of psychology of inference is then proposed and illustrated.  相似文献

While adopting a knowledge‐based perspective on organizations has been valuable, since, among other things, it enables us to see links between organizational learning and a firm's competitive advantage through the development of idiosyncratic capabilities, it has nonetheless tended to treat organizational knowledge as ‘given’, exploring how it is related to other ‘given’ variables. The focus of this special issue is to unpack the notion of organizational knowledge by exploring the processes and practices through which knowledge is constructed and created in organizations. A constructivist perspective assumes that ‘knowledge’ presupposes work and seeks to explore how what comes to be considered as organizational knowledge is established and validated (or fails to do so). By seeing organizational knowledge as work we can further probe into how knowledge is shaped by organizational strategies and incentives and, more radically, how power and politics influence the struggle between competing bodies of knowledge in organizations.  相似文献

This paper explores the significance of contemporary celebrity businesswomen as role models for women aspiring to leadership in business. We explore the kind of gendered ideals they model and promote to women through their autobiographical narratives, and analyse how these ideals map against a contemporary postfeminist sensibility to further understand the potential of these role models to redress the under‐representation of women in management and leadership. Our findings show that celebrity businesswomen present a role model that we call the ‘female hero’, a figure characterized by 3Cs: confidence to jump over gendered barriers; control in managing these barriers; and courage to push through them. We argue that the ‘female hero’ role model is deeply embedded in the contemporary postfeminist sensibility; it offers exclusively individualized solutions to inequality by calling on women to change themselves to succeed, and therefore has limited capacity to challenge the current gendered status quo in management and leadership. The paper contributes to current literature on role models by generating a more differentiated and socially situated understanding of distant female role models in business and extending our understanding of their potential to generate sustainable and long‐term change in advancing gendered change in management and leadership.  相似文献

Little is known about learning processes in horizontal networks. This study focuses on networks as learning entities, i.e. learning by multiple organizations as a group, and the mechanisms involved in developing and addressing a network-level performance goal. By using a narrative approach, we gather in-depth primary data from network members to examine: how do firms engage in network learning? and, how is network learning coordinated towards a performance goal in a horizontal inter-firm network? Our findings comprise two learning episodes: ‘learning how to compete’ and ‘learning how to perform’. These episodes help us to understand network learning processes; the relationship between network learning and organizational learning; and the regulatory role a hub firm provides towards a collective performance goal.  相似文献

This paper questions three frequently asserted, interrelated claims about developments in management: that centralized, regulated bureaucratic organizations characterized by hierarchy and rules are inevitably giving way to decentralized and empowered post‐bureaucratic organizations characterized by internal networks and an internal market; that, as a consequence, the traditional managerial role of command and control is being superseded by one of facilitation and coordination; and that, in turn, managerial work as routine administration of work processes is being supplanted by the ‘new managerial work’ of non‐routine leadership and entrepreneurship. It is argued that these claims often rest on caricatures of bureaucracy and network organization and are neither new nor well supported by evidence. Against these claims, the paper adduces case‐study evidence which shows that, despite claims about ‘decentralization’ and ‘empowerment’, organizational change may entail not a radical shift to network organization, but more limited change to a different form of bureaucracy in which hierarchy and rules have been retained but in an attenuated and sharper form –‘bureaucracy‐lite’. Consequently, managerial roles continue to be defined in terms of individual responsibility and vertical accountability for an organizational sub‐unit, and managerial work continues to be preoccupied with monitoring and maintaining work processes, routine direction and control of staff and processing information in order to deal with the ambiguities inherent in the dimensions of managerial ‘responsibility’.  相似文献

Organizational culture has been used and defined extensively as a relatively stable, enduring set of values, beliefs, assumptions, and symbols shared in the organization. Based on this conception, researchers have studied the relationship between different types of cultures and innovation outcomes. In contrast to this static perspective, the dynamic systems perspective views culture as not necessarily determined by internalized and shared values. Rather, as cultures are constantly receiving environmental pressures that require continuous adaptation, they have an inherent attribute of change, which has been called adaptive culture. We focus on adaptive culture as an antecedent of product/service innovation outcomes, since innovations require a progressive upgrading of shared values, assumptions, and beliefs. Based on the thinking and acting schema, we propose two determinants of adaptive culture that help us to understand how culture can evolve to facilitate product/service innovation outcomes. We propose that structural flexibility and reflexive learning positively affect product/service innovation outcomes by creating an adaptive culture. A 190-company sample is used to analyze the theoretical model variables’ relationship to a culture that can change its values to improve product/service innovation outcomes. The results support the theoretical model, and lead to some implications for the management of culture.  相似文献

This paper analyses how top managers account for their consumption of popular management concepts. By ‘consumption’ we refer to managers acting as active users of popular management concepts within their organizations. After reviewing the relevant literature, we argue that the logic of appropriateness is a better theoretical perspective to view, understand and analyse managers' accounts of concept consumption than is the logic of consequence. We apply this perspective to extensive interviews we conducted with top managers in Germany. Based on the managers' own accounts of how they understand and apply popular management concepts, we identified four discourse categories: (1) learning from others' experiences, (2) controlling organizational change, (3) gaining external legitimacy and (4) collective sensemaking. We argue that these discourse categories all draw on the social norm of rationality central to managerial identity, while differing in socially defined rules about how rationality is realized in typical management situations. Our findings strongly encourage researchers, when investigating popular management concepts in the future, to take into account the situational nature of rationality that circumstantiates the consumption of concepts.  相似文献
