A central premise in the literature on leadership highlights its central role in organizational change. In light of the strength of this conceptual association, it is striking to note the paucity of large-scale empirical studies that have investigated how leadership impacts performance improvement in organizations over time. Indeed evidence-based conclusions concerning the impact of leadership on organizational change are drawn largely from case studies and cross-sectional surveys. Neither approach satisfies the design requirements for studying the contribution of leadership to performance improvement in organizations. This paper tests a longitudinal, multilevel model of change in distributed leadership, school improvement capacity, and student performance over a four-year period. The results suggest that change in distributed leadership and organizational capacity for improvement make significant contributions to growth in student learning in reading and math.  相似文献

Today's information and knowledge society requires new leaders who can confront a reality based on knowledge and foster innovation to achieve improvements in organizational performance. However, organizations sometimes fail to achieve sustainable competitive advantage due to their limited understanding of the relationships between these strategic variables. To date, very little research has analysed the direct and indirect relationships between these variables. Our study seeks to fill this research gap by analysing theoretically and empirically how the leader's perceptions of different intermediate strategic variables related to knowledge (knowledge slack, absorptive capacity, tacitness, organizational learning) and innovation influence the relation between transformational leadership and organizational performance. Based on the literature, we develop a theoretical model that shows the interrelations between these variables. We then test the model using data from 408 Spanish organizations, discuss the findings and provide several implications for business practitioners.  相似文献

This study examines the mediating effects of cognitive and affective trust on the relationship between follower perceptions of transformational leadership behavior and their work outcomes. Using data obtained from 318 supervisor–subordinate dyads from a manufacturing organization located in mainland China, structural equation modeling results revealed that affective trust fully mediated the relationships between transformational leadership and the work outcomes of followers, including their affective organizational commitment, organizational citizenship behaviors (OCBs), and job performance. In contrast, cognitive trust negatively mediated the relationship between transformational leadership and follower job performance, and had insignificant effects on their affective organizational commitment and organizational citizenship behaviors. These findings highlight the importance of affective trust as a mechanism which translates transformational leadership into positive work outcomes for the organization.  相似文献

Previous studies have established the relationship between ethical leadership and a variety of positive follower outcomes. Follower organizational identification has been found to mediate the relationship between ethical leadership and follower job performance. In this research, we incorporate a second distinct and theoretically important type of social identification process, relational identification with the leader, along with organizational identification, and examine their mediating effects on follower performance and voice outcomes. Further, we bring the implicit theory of morality to the behavioral ethics literature and examine follower morality beliefs as a moderator. Using a Romanian sample of 302 followers under the supervision of 27 leaders, we found that ethical leadership has an indirect effect on follower job performance and voice (through the mediating mechanisms of both organizational and relational identifications) and that these relationships are stronger for followers who held the implicit theory that a person's moral character is fixed.  相似文献

How does a subsidiary employees' dual organizational identification (DOI) – with both the local subsidiary and the overall corporation – shape the pattern of interpersonal horizontal knowledge sharing (IHKS) in multinational enterprises (MNEs)? This conceptual article develops a conceptual model demonstrating the relationships between subsidiary employees' DOI and their IHKS patterns (i.e., quantity, quality, and timing). We propose that subsidiary-oriented DOI is negatively associated with IHKS, while MNE-oriented DOI has the opposite effect. Building on this central argument, we posit that the geographic distance, relative competence, and interpersonal similarity between employees and colleagues at other subsidiaries can moderate the relationship between DOI and IHKS and cause unevenness in IHKS patterns that may aggregate at the corporate level, resulting in uneven knowledge flows in the whole MNE system. Our theorizing advances understanding of intra-MNE knowledge sharing by yielding novel propositions about the predictors of IHKS and uneven knowledge flows in MNE.  相似文献

The conceptual and empirical links between authentic leadership and follower attitudes, behaviors, and performance outcomes have not been fully developed. Although we have a number of articles developing the theory of authentic leadership and testing propositions that will appear in a forthcoming special issue of The Leadership Quarterly (Vol. 16, Issue 3, 2005), the focus of this article is to provide some of the initial foundation work for the broader theoretical framework of how authentic leaders influence follower attitudes, behaviors, and performance. Here, we draw from positive organizational behavior, trust, hope, emotion, identification, and identity theories to describe the processes by which authentic leaders exert their influence on followers' attitudes and behaviors. Research propositions based on the proposed theoretical model and implications for future theory building and research are presented.  相似文献

This study used multi-source field data collected in five organizations to examine linkages among managers' personal value system (i.e., intensity of openness to change, traditional, collectivistic work, self-transcendent, and self-enhancement values), charismatic leadership of managers, and three outcome measures. Two-hundred and eighteen managers provided self-reports of their personal values and ratings of their followers' extra effort and organizational citizenship behavior (OCB). Nine-hundred and forty-five subordinates rated the focal managers' charismatic leadership. Superiors of the focal managers provided ratings of managerial performance 2 months after collecting the managers' and subordinates' ratings. Results indicated that traditional, collectivistic work, self-transcendent, and self-enhancement values related positively to charismatic leadership, which predicted managerial performance and followers' extra effort and OCB. Managerial performance moderated the relationships between leaders' values, charismatic leadership, and followers' outcomes.  相似文献

Drawing upon prior research, we identify strategic value and transaction effectiveness as two significant HRD contributions and examine their dyadic effect on leadership and people management practices, and influence on firm performance. Results of path analysis on 138 participants supported the dyadic effect hypothesis. More significantly, we found leadership and people management practices as a significant predictor on the relationship between strategic value and organizational performance, which suggests that organizational performance is affected by the combined effect of leadership and people management practices. A key implication of this research is that where organizations had effective leadership and people management practices, both types of HRD contributions – strategic value and transaction effectiveness – significantly enhanced firm performance.  相似文献

Abstract

The thoughtful behavior analysis of organizational leadership and resistance to change by Goltz and Hietapelto (2002) inspired this follow-up article. Goltz and Hietapelto propose that organizational power is determined by the magnitude, frequency, and quantity of consequences under a person's control, and that people resist change when their consequence control is threatened. This presentation extends the Goltz and Hietapelto article by describing 14 distinctions between management and leadership, and offering 16 guidelines for effective leadership that involve more than consequence control. Thus, while managers obtain their influence by controlling other peoples' consequences, leaders go beyond consequence control to benefit the behaviors and attitudes of their colleagues and coworkers. The leadership guidelines are founded on behavioral research and are relevant and practical for any organizational employee, even those who have only minimal influence on the meaningful consequences of their own and others' work life.  相似文献

Despite widespread adoption of servant leadership, we are only beginning to understand its true utility across multiple organizational levels. Our purpose was to test the relationship between personality, servant leadership, and critical follower and organizational outcomes. Using a social influence framework, we proposed that leader agreeableness and extraversion affect follower perceptions of servant leadership. In turn, servant leaders ignite a cycle of service by role-modeling servant behavior that is then mirrored through coworker helping behavior and high-quality customer service, as well as reciprocated through decreased withdrawal. Using a multilevel, multi-source model, we surveyed 224 stores of a U.S. retail organization, including 425 followers, 110 store managers, and 40 regional managers. Leader agreeableness was positively and extraversion was negatively related to servant leadership, which was associated with decreased follower turnover intentions and disengagement. At the group-level, service climate mediated the effects of servant leadership on follower turnover intentions, helping and sales behavior.  相似文献

Emotional contagion processes influence a wide range of organizational and leadership outcomes. In this paper, I review emotional contagion research as it relates to multiple levels of analysis within an organization and discuss the extent to which this process can be managed by leaders. The review begins with an explanation of the processes underpinning the emotional contagion process, highlighting the neurological mechanisms that give rise to implicit and explicit forms of emotional contagion. In the following section, I discuss some individual differences that moderate the experience of these two forms of emotional contagion. Subsequently, I review how emotional contagion processes impact leadership outcomes at the interpersonal, group and finally, organizational levels. The purpose of the current review is threefold. The first is to refine understandings of the emotional dynamics of leadership influence from a neurological perspective, highlighting how implicit and explicit emotional contagion underpins much of leader-follower interactions. Second, the review extends on conceptualizations of emotional contagion in leadership interactions often captured at the interpersonal level, and illustrates how the process is relevant in influencing group level organizational leadership outcomes. Third, the review also highlights themes emerging from this area of research, and concludes with directions for further research. Ultimately, the review aims to show how emotional contagion processes are implicated as the ‘emotional links’ across multiple levels in organizations and organizational leadership.  相似文献

Distributed workers – those who work autonomously and remotely from their organisation’s main locations for at least some of their work-time – are an important and growing proportion of the workforce that share common characteristics of temporal and spatial distance. Yet, many leadership styles and management practices assume face-to-face interaction, potentially rendering them less helpful in trying to ensure good occupational safety and health (OSH) outcomes for distributed workers. We conducted a systematic literature review to examine the leadership and management of OSH for distributed workers. Twenty-three papers were identified. Eleven papers identified established leadership styles, including leader-member exchange, (safety specific) transformational and considerate leadership. Twenty papers examined management. Findings from these 20 papers were interpreted as representing resources, deployed through management and utilised by managers to ensure OSH for distributed workers, including communication technologies, social support and a good safety climate. Despite limited research in this area, findings indicate the importance of both leadership and management in ensuring OSH for distributed workers. Findings suggest a fertile area for future enquiry.  相似文献

Despite the massive amount of transformational leadership research, the role of followers has not been well-examined in the transformational leadership literature. To understand how leader–follower interactions influence follower organizational citizenship behavior (OCB), we examined the cross-level interactions between transformational leadership and two follower personality traits (neuroticism and extraversion). Using a sample of 215 leaders and 1284 followers, results showed that follower neuroticism moderated the relationships between transformational leadership and organizational citizenship behavior directed toward other individuals (OCB-I) and toward the organization (OCB-O), such that relationships were stronger for those high in neuroticism. Further, follower extraversion moderated the relationships between transformational leadership and OCB-I and OCB-O, such that relationships were stronger for those low in extraversion. Therefore, the inspirational and developmental nature of transformational leaders can offset follower neuroticism and introversion and guide these employees to perform more OCB despite their tendencies to worry, lack confidence, and be shy and withdrawn.  相似文献

A central topic in leadership research concerns the impact of leadership style – the pattern of attitudes that leaders hold and behaviors they exhibit. Since the year 2000, several new leadership styles have been proposed to capture important missing aspects beyond the dominant charismatic/transformational and transactional framework. The authors review the emerging literature on these new styles – ideological leadership, pragmatic leadership, authentic leadership, ethical leadership, spiritual leadership, distributed leadership, and integrative public leadership – as well as the recent work on servant leadership. They also comment on the Ohio State studies on leadership, and then discuss the ways in which these many styles overlap with transformational leadership and each other, and issue a call to leadership researchers to collectively develop a new ‘full‐range’ model of leadership that encompasses and distills what is unique about these various styles. The authors argue that such an integrated full‐range model is necessary for research on leadership style to progress.  相似文献

新生代员工正逐渐成为企业的主力军,其创新意识和行为直接影响着企业发展的前景与未来。本文基于中国文化和组织情境,从员工个体创新动机视角将新生代员工创新行为归为主动和被动,以306名新生代员工为研究对象,验证了分布式领导对新生代员工不同性质创新行为的作用机制。研究结果表明:分布式领导与新生代员工主动性创新行为呈正相关关系,与其被动性创新行为呈负相关关系;组织支持感在分布式领导与新生代员工主动性-被动性创新行为之间具有中介作用;上下级关系和价值观匹配正向调节分布式领导与新生代员工组织支持感之间的关系,并进一步检验了有调节的中介效应。此外,上下级关系和价值观匹配的交互项调节了分布式领导与新生代员工组织支持感之间的关系。本文研究为企业如何指导新生代员工进行有效的创新实践提供了经验证据。  相似文献

Organizational leadership is a complex set of interdependent processes that occur within specific contexts. This article explores the case of leadership within a federal system where the members have legally enforceable powers, they operate within a system of checks and balances, there is no single “boss,” and the goal is not solely efficiency. Federal systems provide alternative mechanisms for managing change and organizational leadership. Terms are defined to derive a model of turf disputes. This model is applied to the historical case of the “turf war” between a U.S. President, Franklin D. Roosevelt, and the U.S. Senate over his 1937 attempt to “pack” the U.S. Supreme Court. This leads to a more general discussion of turf disputes and their occurrence. They are manifestations of underlying, unresolved authority-task gaps which become virtual-like organizational arrangements. The LAMPE (Leadership, Authority, Management, Power, and Environments) theory of organizational leadership appears to be appropriate for analyzing organizational leadership in federal systems.  相似文献

The “transnational” (Bartlett & Ghoshal, 1988, 1989) has become a popular organizational construct, and is increasingly relevant to contemporary global firms. However, there is very little empirical research on the organizational aspects of this form, and there is a lack of knowledge regarding the transnational aspects in professional service firm theorizing. Building on some fundamental organizational and international management literature, as well as an understanding of contemporary global professional firms, we expect that the transnational will exhibit specific organizational structural features with both high levels globalization and local responsiveness. We then proceed to describe an exploratory study of ten global engineering firms—this context is important since engineering firms are far less tied to national (local) jurisdictions than are other professional firms. Our findings reveal that the leadership/management areas were largely globally integrated, the hiring/HR functions were singularly locally oriented, while the other organizational areas we studied – namely structure/process and project teams – exhibited both global and local features. These findings extend professional service firm theorizing, exposing the balance between axes of specialisation, norms of reciprocity and customer management system; to include organizational features that allow a balance between the globally integrated and locally responsive.  相似文献

This study addresses the role of rater personality in ratings of transformational and transactional leadership. In a naturalistic field study, we found that rater personality (i.e., agreeableness, openness, extraversion, and conscientiousness) was positively associated with ratings of transformational leadership, but significant rater personality effects were not found in an experimental study where leadership behavior was invariant. These results suggest that disagreements among raters about leaders' behaviors are not due solely to random error and may instead reflect true differences either in (a) the behaviors leaders exhibit toward individual followers or (b) personality-related differences between followers in attention to and recall of leadership behaviors. We also found that personality (of subordinates and peers) was not randomly distributed across leaders, though clustering effects were generally small. Practically, our results suggest that (a) individual reports of leadership may be better at predicting leadership outcomes than aggregated group reports – especially those related to individual attitudes and behaviors – though they are rarely used in the literature; (b) aggregation is complicated because rater personality is associated with leadership ratings and is not randomly distributed across leaders; and (c) corrections for measurement error based on inter-rater agreement may not be appropriate due to non-random unique rater variance.  相似文献

Earlier research on situational leadership theories has produced little and partly contradictory evidence about the role of situational moderator variables in explaining the relationship between leadership and outcomes. In this article, we propose to concentrate on need for leadership as a singular moderator of the relationships between leadership and employee outcomes. Using a sample of 958 Dutch employees from various organizations, the moderator hypothesis was tested. Need for leadership was paired with three leadership factors and five outcome variables, generating 15 possible moderating effects. Five of these were significant. Although the findings compare favorably with other studies using leadership moderators, the effects are weak, and there is not much evidence that leadership–outcome relations are reversed by need for leadership.  相似文献
