Self-control and autonomy are not guaranteed when people age and are in need of help from others, especially in institution-based housing. This occurs despite the fact that it is a generally accepted belief that care should be delivered with the greatest possible degree of independence and autonomy. This article discusses older people's experiences with and the opportunities for autonomy in institution-based housing. Through focus group interviews and observations, the daily lives of residents at two nursing homes in Sweden were studied through a comparative approach using the theoretical framework of organizational culture. Three themes emerged showing how autonomy was not a reality for the residents. The first theme revealed an ambivalent mission, indicating ambiguity as to whether the nursing home was a place to live in or a place in which to be cared for. The second theme was symbolic power, which encompassed the staff's power embedded in the organization. The third theme was the ageist approach to care, which was noted in the way staff considered the residents to be old people who were unable and unwilling to strive for autonomy. The three themes were embedded in the organizational culture and were created and recreated in the interaction between residents and staff. A key question for further research is how to change the culture to strengthen the residents’ autonomy.  相似文献

This study views the extent to which staff buy-in for an organizational innovation in child welfare (CW) relates to implementation progress. The study occurs during implementation of a statewide practice model that was supported with technical assistance from the Mountains and Plains Child Welfare Implementation Center (MPCWIC) and framed around the National Implementation Research Network model. Mixed methods were used to address three study questions: (1) what is the level and nature of buy-in related to the innovation? (2) does buy-in vary according to staff characteristics, and (3) what is the relationship between buy-in, local level agency readiness, and implementation status one year after project start? Survey data were collected from 568 CW staff in 13 local county agencies and 12 implementation specialists assigned as coaches. Focus groups and interviews were conducted with 52 staff in four agencies. Bivariate chi-square analyses and multivariate regression using a cumulative logit model showed that buy-in was related to gender and agency tenure. Implementation progress was higher among smaller agencies, and agencies with lower levels of job stress. Qualitative themes centered on staff inclusivity in project design, communication, and supervisor support. Findings highlight the need to adapt implementation strategies in urban and rural locales, and to attend strongly to staff selection, supervision, and inclusion during implementation. Addressing job stress may help bolster implementation.  相似文献

Rates of turnover are high in child welfare settings, impacting the organization, remaining workers and the children and families under their care. A number of demographic, psychological, social and organizational features have been associated with increased staff turnover, although we have limited understanding about how and why these factors are important; differences in influence at varying levels of seniority and career duration; and workers’ perspectives on how to address workplace issues. This qualitative study assessed how factors impact employee retention and turnover in focus groups with 25 employees at different stages of employment: resigned case managers, case managers employed for less than one year and more than three years, and supervisors. Results suggested few differences in themes identified by groups. Two broad themes emerged for retention: supportive environment (including themes relating to children/parents, co-workers, and the organization) and opportunities within the agency (including new positions, experience and knowledge and job security). Two broad themes emerged for turnover: organizational issues (including themes about low compensation, challenging work demands, and system issues) and stress. Workers’ perspectives and recommendations on how to address workplace problems were reported. Results are consistent with the existing literature, although a number of unique issues were identified, including workers’ desire for clear communication flow through hierarchies, increased collaboration, and revisions to the way data is used/integrated. Workers expressed a strong desire to be heard by management, and this study reflects an important effort to provide feedback. These findings are relevant for informing organizational policy in child welfare agencies.  相似文献

This research presents the findings from an evaluation and organizational development initiative that was requested by a Canadian youth agency working in a large urban setting. A team of four researchers affiliated with the Center for Research on Educational and Community Services (CRECS) at the University of Ottawa conducted the evaluation. The purpose of the evaluation was to identify the supervision needs and challenges of coordinators and front line staff, assess the efficiency of the current supervision practices, and evaluate the supervisors’ and supervisees’ satisfaction with these current practices. A literature review was performed to help provide a clear definition of ‘supervision’ and the different professional roles it encompasses. Additionally, research evidence pertaining both to what contributes to supervision efficacy and supervisor competency was reviewed to distill the most robust findings in the existing literature. The lines of evidence consisted of a document and file review, an online employee survey, group discussions (i.e. focus groups), and interviews with key informants. The results of the evaluation helped the research team formulate recommendations to the agency for the development of enhanced supervision practices across its various service areas.  相似文献

There is a vast literature on organizational change, but research on a key aspect of organizational change, the tactics used by change leaders, is limited. To address this gap, a questionnaire assessing the use of organizational change tactics has been used to allow an organization's staff to describe an organizational change initiative they had experienced. This study also included an interview with the agency's director of programs, an interview with two other staff, document analysis, and pre–post client outcome data. Findings showed the extent to which these tactics were observed and were seen as useful in achieving the change goal, offering guidance for change leaders considering organizational change tactics, and for researchers by advancing methods for studying organizational change. Results were also contrasted with those of an earlier study to identify common themes.  相似文献

In this contribution a representation of the organizational culture of a psychiatric day-time hospital is developed by analyzing the symbolic meanings of action taken by professionals during their daily work and their relations to other patients.After a short summary of concepts of symbolic action theory as developed by E. E. Boesch in the framework of cultural psychology, these are applied to data from two meetings of professional supervision. The data reports about imaginations and phantasms of individual team members (from individual interviews) as well as findings from a group discussion. The analysis results in hypothetic constructions of the individual phantasms and of the organizational myths, directing their actions.This finally results in ‘value orientations’ expressing the organizational culture which are especially valuable for the purpose of respectful supervision. The author regards the careful consideration of the dynamics between individual phantasms and group myths as being a central task of good practices of supervision, with the aim to develop the action potential of professionals and their patients in such a way that it is well-adapted to both autonomy and cultural frame.  相似文献

This article describes qualitative findings regarding lessons learned from research and demonstration projects in four states focused on the implementation of clinical supervision within their public child welfare agencies. This was part of a larger mixed methods study of the effectiveness of these new clinical supervision models on practice, organizational, and client outcomes. Themes from 15 focus groups with frontline supervisors participating in the projects are provided; they focused on the challenges experienced while participating and working to use clinical supervision techniques, recommendations regarding implementing such projects in the public child welfare environment, and those aspects of the implementation that were most effective in supporting their work. These themes provide direction for states and localities wishing to shift frontline supervision to a more clinical model within the public child welfare setting.  相似文献

The controversy over contemporary this worldly religious beliefs’social effects is reviewed. Critics of cultic religious degenerations and eroding moral consensus disagree with cultural relativists on the central themes of today's this worldly religions, their relation to more classical other worldly religious themes, and the appropriate group for evaluating this worldly religions’effects. These general issues are addressed through a content analytic study of the Transcendental Meditation Movement's belief system. Over a twenty-year span, other worldly Hindu themes were displaced by familiar this worldly religious themes, including this worldly benefits, practical utilitarianism, instrumentalized techniques, scientific authority, and God's accessibility for humanity's purposes. Religious belief transformation advanced as an integrated process interacting with movement organizational developments. Still, it is argued that criticisms of contemporary this worldly religions as causes of classical other worldly religious decline are spurious and obscure the integrative potential of minority religious beliefs.  相似文献

Using ethnographic data, this study investigates network building and the transition from school to work in a career center at a nonprestigious university. Now that disadvantaged students have increased their participation in higher education, it is important to investigate the role of the university in these students’ transition from school to work. I found competing forces of stratification at work in the college career center and while the center mitigated inequality for some, it reproduced inequality for others. The Career Center staff faced pressures to recruit corporations to build job networks, but disinterest from the hiring organizations. Through their interactions with recruiters, the staff saw that African Americans and Latinos were not the standard for the labor market. Although network building ruled the overarching organizational goals, intersections of race, gender, and nationality became the defining logic of the hiring process. Staff members turned away both qualified and unqualified African‐American and Latino men and women, while increasing access for white women and international male students, regardless of their qualifications.  相似文献

Drawing on a number of theories, this paper explores both why and how the capacity for collective action influences deviance processing decisions. Specifically, data for a sample of male and female defendants convicted of both theft and forgery offenses are examined to estimate the effects on criminal processing decisions of (1) the organizational, as opposed to the individual, victim, (2) the organization of individual offenders, as indicated by the presence of co-defendants, and (3) the respective intimacy in the victim-offender relationship on both the organizational and the individual level. While organization on the part of the criminal offenders appears to have no effect on the dispositional process, the presence of an organizational victim ensures longer periods of probationary supervision for the respective offender. Moreover, this relationship remains regardless of whether the defendant was involved with the organization he victimized. Accordingly, this study suggests both that businesses are in fact treated differently from individuals in the criminal courtroom and that the expansion of our analysis of victim attributes in the study of deviance processing decisions is long overdue.  相似文献

The study examines the impact of critical organizational factors (organizational culture and excellent leader performance) on public relations professionals’ overall job satisfaction by focusing on testing the joint mediating effects work engagement and trust could generate. A national online survey of 838 public relations professionals working in a variety of organizations was used as the empirical data to test the relationships in a proposed conceptual model. Results confirmed the strong impact organizational culture and leader performance could have on public relations professionals’ work engagement, trust, and job satisfaction. More importantly, results revealed the significant joint mediating effects of engagement and trust on professionals’ job satisfaction, when supportive organizational culture and excellent leader performance were achieved. ABSTRACT

This article explores a culturally focused supervision training program supporting Aboriginal and non-Aboriginal supervisors to provide cross-cultural supervision for Aboriginal staff within mainstream and Aboriginal community and human service organisations. The key features of the training program, Yarn Up Time and the CASE supervision model are a culturally respectful approach to cross-cultural professional supervision practice with the purpose of contributing to the development of culturally responsive supervision with Aboriginal staff and their clients. The article concludes with feedback from participants who attended the training and supports the future advancement of cross-cultural supervision practice and models in Australia.

IMPLICATIONS
  • There continues to be a need for more culturally responsive supervision for Aboriginal staff and for non-Aboriginal social work practice with Aboriginal people.

  • Yarn Up Time and the CASE model is a culturally appropriate approach for supervising Aboriginal staff and non-Aboriginal social workers’ supervision of social workers’ practice with Aboriginal communities.

  • Social work supervisors need to be able to use an effective cultural supervision model to support Aboriginal staff in Yarn Up Time.

The struggle for sex equality at work has largely been achieved in the developed world, it is claimed. The number of well‐qualified young women entering white‐collar employment and achieving promotion to first‐line and middle management positions now matches or exceeds their male peers. Many young women have high career aspirations and argue that sex discrimination no longer exists. However, this perception is over‐optimistic. Major sex inequalities persist at senior management level in the salaries and benefits offered to female and male staff and in access to certain favoured occupations and sectors of employment. Questionnaires, interviews and documentary evidence from three Turkish and six British banks and high street financial organizations showed that their claimed commitment to equal opportunities by sex was not matched by their practices. Members of managerial elites (who were almost exclusively male) held firm views about the characteristics of ‘the ideal worker’, which informed organizational ideologies, including human resource policies and practices concerning recruitment and promotion. They also permeated organizational cultures, which affected employees’ working practices and experiences. The outcome of these internal negotiation processes was to differentiate between a favoured group of staff seen as fully committed to the companies’ values, who were promoted and rewarded, and an ‘out’ group, whose members were denied these privileges. This distinction between ‘belonging’ and ‘otherness’ is gendered not only along the traditional lines of class, age, sexual orientation, religion and physical ability, but also along the new dimensions of marriage, networking, safety, mobility and space. Despite local and cross‐cultural differences in the significance of these factors, the cumulative disadvantage suffered by women staff seeking career development in the industry was remarkably similar.  相似文献

This paper suggests that a refocusing of supervision be seen as one possible strategy for lowering high attrition rates among child protection workers. Research findings from a qualitative study undertaken in two rural regions in the State of Victoria, Australia illustrate that the current model of supervision gives insufficient attention to the emotional intrusiveness of the work, to building resilience in workers and the implications of adult learning theory. An argument is made for a refocusing of supervision which moves beyond task, encompassing much of what is already known from the supervision literature. The supervisor can be thought of as a messenger who must send and receive messages to and from workers. What message is sent and how supervisors respond to what they receive are critical if the objective is to retain front-line staff. Critically, the supervisor must affirm both the merit and necessity of exploring the impact of feelings and thoughts on action and perception. A key message for supervisors to deliver is the value of individual workers to the organization, leading to increased self-esteem and self-efficacy. The paper also argues for adult learning via reflective supervision. This change to supervision involves a fundamental shift in organizational priorities and an acceptance throughout of the impact of anxiety on all those working in this field. In an effort to increase staff engagement and opportunities for greater two-way communication between managers and staff, a strategic plan was developed involving administration of an agency-wide staff satisfaction survey. A comprehensive survey was administered to nearly 1700 employees throughout the agency, which encompasses several diverse bureaus ranging from child and family services, aging and adult services, and a workforce investment board. The online survey included 36 questions aimed at gathering staff perspectives on job satisfaction, work expectations, supervision, and information sharing within the agency. 825 employees responded to the survey, and findings were analyzed and shared agency-wide. Results of the survey have been used to inform ongoing agency change and to facilitate continued engagement of staff in organizational goals and initiatives.  相似文献

This study focuses on schools’ organizational capacity to implement a Swedish school-wide programme, Prevention in School (PS). It is based on semi-structured interviews with seven headmasters and 13 teachers from seven Swedish schools. The interviews were analyzed by the use of qualitative content analysis.The findings show that the adoption of a comprehensive intervention like PS challenges the school organization as the staff encountered a variety of organizational barriers when implementing the programme. Factors connected to lack of consensus, collaboration and insufficient programme management were the main barriers that were identified. Teachers wanted a more extensive support from their headmasters in terms of participation in different programme activities. It was emphasized that peer coaches need to be prepared for their task, although the headmasters found it difficult to be able to choose those teachers who they perceived as the most suitable.It is concluded that leadership, coaching and staff selection need particular attention when implementing a programme like PS, since those factors have been defined as important implementation drivers, both in this study and previously.  相似文献

This article is an experiment in organizational narration. The adoption of a novel literary form enables the author to address certain contemporary themes in the reflexive presentation and reporting of organizational research. In pursuit of an alternative mode of expression, the notion of the ‘Happening’ is found to be a helpful rhetorical device. ‘Happenings’ serve as a vehicle for the theatrical reframing of important epistemological issues concerning the nature of ‘organization’, ‘research’ and ‘reporting’. This textual strategy is not, however, an end in itself. In substantive terms, it is used to explore and give voice to key thematic elements of the author's ethnographic study of a high technology project. The work of literary critic Kenneth Burke and his method of Dramatism, reflexively reframed, is employed to examine the social motives which inform ‘computer identity’, ‘information Utopias’ and ‘technicism’.  相似文献

The study shows the evolution of intentions to leave supervision among students’ supervisors in their first year of supervision. A total of 168 social work supervisors in 10 academic institutions in Israel, during their first year of supervision, answered the questionnaires at the beginning (October 2014) and end (June 2015) of their supervisors training course. The findings indicate that the most powerful predictor of intentions to leave supervision at T2 was intentions to leave supervision at T1. This interesting finding shows that the supervision course does not necessarily address the issue of long-term commitment to supervision, and it is crucial that more attention be paid to this issue. Furthermore, we also found a significant contribution of organizational climate at T1 and of role overload at T2. Practical implications challenge the current structure of supervision courses, in order to encourage students’ supervisors to retain their supervisory role over time.  相似文献
