Abstract

An increasingly older workforce and a growing emphasis on jobs involving interaction with computers have resulted in a need to more carefully examine the relationship between ageing and computer-based work. In this study, a sample of 394 subjects ranging in age from 20-75 years performed a computer task across a 3-day period. Three different types of computer-based jobs (data entry, information retrieval, and accounts balancing) performed at three large US companies were simulated. Age differences in the subjective experience of stress, workload, and bodily discomfort were evaluated. The results indicated that age effects for these measures varied according to task. The older subjects perceived greater workload for the more mentally challenging problem-solving oriented accounts balancing task (Which involved a graphical user interface) than the younger participants, even with increased exposure to the task. However, the older subjects generally experienced less stress than the younger subjects on an information retrieval task that involved a more socially interactive telephone component. A positive relationship between the frustration component of workload and the measure of stress was also found, suggesting an important link between the constructs of stress and workload. Overall, the outcomes of this study provide important insights into design interventions intended to accommodate older as well as younger persons in the workforce.  相似文献

Using a sample of 285 matched pairs of employees and supervisors, we explore the extent to which congruence in leader and follower ratings of LMX quality is related to follower job performance and work attitudes. An original conceptual model is introduced that identifies four combinations of leader and follower LMX ratings: balanced/low LMX (low leader and follower LMX), balanced/high LMX (high leader and follower LMX), follower overestimation (low leader LMX/high follower LMX), and follower underestimation (high leader LMX/low follower LMX). As expected, balanced/low (high) LMX relationships were associated with relatively low (high) levels of follower job performance, organizational commitment, and job satisfaction, while the incongruent combinations generally yielded intermediate levels of follower outcomes. However, follower underestimation was also related to high levels of follower job performance, whereas follower overestimation was associated with high levels of follower satisfaction and organizational commitment. Implications of these findings for future LMX research are considered.  相似文献

Public understanding of health issues is influenced by the social and political interests of those who gather the information and by the media which disseminates it. This has implications for lay people's beliefs about work stress and has potentially serious personal implications in terms of recognizing, reacting to, and reporting stress in the workplace (Furnham, 1997). The somewhat ambiguous nature of work stress renders it vulnerable to political, social and economic manipulation. This study explores how the issue of work stress is represented in the Australian newsprint media. Fifty-one work-related articles from all major Australian newspapers from 1 January 1997 to 31 December 1997 were selected if 'stress' appeared in the headline. The articles were examined for dominant ideologies and themes. Attention was given to the language used to describe stress, the intended audience, and the voices represented in the articles. Results showed that work stress is represented in the media as an economically costly epidemic, as an outcome of unfavourable work conditions but with individual remedies, and as primarily situated within the public sector. The main voice represented in the media was that of the unions. The reproduction of work stress as a public sector phenomenon serves the interests of public sector unions, the newspapers, and the managers of private sector workers and is not consistent with available workers' compensation data (which is itself problematic).  相似文献

Research on the work–family interface has not consistently addressed how the positive and negative features of work–family dynamics relate to the experience of parenting, and still fewer studies have explored these interrelationships using dyads. This investigation addressed this gap by examining the extent to which mothers’ and fathers’ reports of work–family conflict and enrichment in?uenced their own and their spouse’s parenting experiences. Each member of 346 dual-earner couples in Portugal completed measures of work–family conflict (WFC) and work–family enrichment (WFE), along with measures of parenting attitudes and competencies. Dyadic analysis revealed that WFC and WFE affected the quality of parenting attitudes and competencies differently in men and women. Also, a differential pattern of crossover effects between partners was found, particularly with respect to the effect of mothers’ work–family dynamics on fathers’ parenting experience. For women, while only one significant partner effect was observed (from fathers’ WFC to mothers’ increased relational frustration), four partner effects were found in men’s parenting experience (from mothers’ WFC to fathers’ increased relational frustration, reduced sense of competence and reduced attachment; and from mothers’ WFE to fathers’ increased involvement). Further implications of these findings for advancing understanding of the impact of work–family dynamics on intrafamily relationships are discussed.  相似文献

The current study examined passive leadership as a potential antecedent of two commonly studied workplace stressors (i.e. workload and work–family conflict), and investigated its negative effect on employee burnout and physical symptoms via these stressors. We collected two waves of data from 274 focal participants, and one wave of data from their co-workers. Results showed that both self-reported and co-worker-reported passive leadership was positively related to employee burnout and physical symptoms, as well as workload and work–family conflict. Additionally, workload and work–family conflict partially mediated the effects of passive leadership on burnout and physical symptoms, respectively. Our findings support the notion that passive leadership can create a stressful workplace and have a detrimental effect on employees’ health.  相似文献

The aim of our research was to test time-exposure effects of time pressure as a stressor typically considered to be a challenge, rather than a hindrance stressor. We examined the within- and between-person effects of time pressure on work engagement in two diary/panel studies with employees using intervals of five days and three weeks, respectively (Study 1, n?=?350, and n?=?357, respectively) and six to eight weeks (Study 2, n?=?238). We assumed that it is a matter of time whether time pressure acts as a challenge (under short-term exposure) or as a hindrance stressor (under long-term exposure). We found significant positive within-person effects of time pressure on work engagement when controlling for strain in the daily and weekly diary assessment (Study 1), but a significant negative within-person effect in the six to eight weeks’ assessment (Study 2). The between-person effects were significant and negative in all studies. Although a short-term increase can be beneficial for a certain time, stable and long-time exposure of time pressure does rather reduce work engagement. Thus, employers should not keep time pressure permanently high to motivate their employees. However, short-term increases of time pressure (e.g. before a deadline) may serve as a motivating factor.  相似文献

Researchers have claimed that high quality of supervisor–employee relationships (i.e., leader–member exchange; LMX) fosters creativity at work. Moreover, researchers have acknowledged that this relationship is not clear-cut but rather complex. The present study focused on the moderating role of job autonomy in the LMX-creative work involvement relationship. Longitudinal field survey data (N = 144) collected in a high-technology firm revealed a positive association between LMX and creative work involvement and confirmed our assumptions on the moderating role of job autonomy. The positive relationship between LMX and creative work involvement was stronger when employees experienced greater job autonomy. Our findings point to the importance of considering the interplay of both, the leader–member relationship and job design issues for increasing employees' creative work involvement.  相似文献

Abstract

In modern Western life it is difficult to avoid work–family conflict. Therefore the resources that might reduce its negative outcomes on well-being and job attitudes come into focus. Our study contributes to the work–family conflict literature by exploring the indirect (moderator) and direct role of three work- and organization-related resources, i.e., job control, family supportive climate, organization-based self-esteem (OBSE), in the work-to-family conflict and well-being/job attitude relationship. Theoretically, the study tested the recently developed Job Demands–Resources (JD-R) model in the Scandinavian context. Data for the study were gathered from three differing Finnish organizations (health care district, ICT company, Cardboard mill; n=1252). In line with the predictions of the JD-R model, job demands (time- and strain-based work-to-family conflict) were more robustly associated with strain-based outcomes (physical symptoms), whereas job resources (job control, family supportive climate, OBSE) were more strongly linked to motivational-based outcomes (job satisfaction, organizational commitment). Both job control and family supportive climate moderated the relationships studied; high job control and family supportive climate buffered against the aversive effects of work-to-family conflict on well-being and job attitudes. These indirect effects also varied in relation to the independent, moderator, and dependent variables. However, OBSE did not operate as a buffering factor, although it showed significant direct effects. From a practical viewpoint, our findings suggest that job control and family supportive climate are resources that help employees to reduce the negative effects related to work–family conflict.  相似文献

Traditional Western-based theories of supervisor–subordinate relationships tend to focus on social exchanges in the work domain while omitting potential exchanges that occur in the private domain. However, there are many contexts, particularly in transitional economies lacking strong bureaucratic work structures (e.g., China, Brazil), where personal exchanges outside of the work domain serve as a critical, binding fabric in the workplace. One such example is the indigenous Chinese concept of guanxi, which captures the personal ties between supervisors and subordinates and operates as a protective mechanism for subordinates and a loyalty-inducing agent for supervisors. Using 281 supervisor–subordinate dyads from China, we explored an important antecedent and consequences of guanxi while controlling for the parallel process of the traditionally work-focused construct leader-member exchange (LMX). Results suggest that although both guanxi and LMX mediate the effects of proactive personality on affiliative OCB (i.e., interpersonal facilitation), guanxi is more strongly related to challenging OCB (i.e., taking charge) and LMX is more strongly related to task performance.  相似文献

This study investigated work–family conflict (WFC) and enrichment (WFE) in relation to job exhaustion and turnover intentions among long-term temporary (n = 384) and permanent (n = 430) workers. We used three-wave data collected among Finnish university employees in 3 consecutive years. The participants were either permanently or temporarily employed for the whole 3-year period. The results showed that permanent employees reported both higher WFC and WFE during the follow-ups than temporary employees. Temporary workers reported higher job exhaustion and turnover intentions compared to permanent workers. Job contract functioned as a moderator: high WFC showed a prospective effect on increased turnover intentions in permanent employees. In contrast, temporary employees benefited more from high WFE, which showed a prospective effect on reduced job exhaustion in temporary employees. The results suggest that measures taken to improve work–family balance could have different implications for long-term temporary and permanent workers.  相似文献

We compare the regulatory implications of applying the traditional (linearized) and exact two-stage dose–response models to animal carcinogenic data. We analyze dose–response data from six studies, representing five different substances, and we determine the goodness-of-fit of each model as well as the 95% confidence lower limit of the dose corresponding to a target excess risk of 10–5 (the target risk dose TRD). For the two concave datasets, we find that the exact model gives a substantially better fit to the data than the traditional model, and that the exact model gives a TRD that is an order of magnitude lower than that given by the traditional model. In the other cases, the exact model gives a fit equivalent to or better than the traditional model. We also show that although the exact two-stage model may exhibit dose–response concavity at moderate dose levels, it is always linear or sublinear, and never supralinear, in the low-dose limit. Because regulatory concern is almost always confined to the low-dose region extrapolation, supralinear behavior seems not to be of regulatory concern in the exact two-stage model. Finally, we find that when performing this low-dose extrapolation in cases of dose–response concavity, extrapolating the model fit leads to a more conservative TRD than taking a linear extrapolation from 10% excess risk. This research examined the direct and indirect relationships between core self-evaluations (via mental health) and emotional exhaustion originating from both the work and caregiving domains. The extent to which these relationships were moderated by control over work and care also was examined. Data came from 142 employed mothers in Australia who completed surveys at three measurement points each separated by four weeks. Results showed that core self-evaluations related positively to mental health which, in turn, related negatively to emotional exhaustion originating from work, but only when work control was high. Moreover, core self-evaluations related negatively to emotional exhaustion originating from care through improvements in mental health, but care control did not moderate this relationship. Overall, these findings contribute to a better understanding of how working mothers’ personal and work resources mitigate emotional exhaustion.  相似文献

As the political perspectives of organizations gain acceptance, leadership is increasingly viewed as a political process. While some researchers have begun to shun the notion that politics should be viewed as necessarily bad and undesirable, it is still commonly seen as a negative attribute of the organizational environment. Moreover, organizational members who perceive themselves to be working in negative political environments may develop cynical attitudes toward the organization. The purpose of this paper is to provide insight into the role that attributions play in eliciting negative cognitive and affective reactions to the political environment. We argue that because the quality of the leader–member exchange (LMX) is often central to these reactions, LMX theory and research possess considerable promise for enhancing our understanding of these processes. We explore attributional processes in detail, with special attention to (a) how these attributional processes occur within a leader–member relationship and (b) how attributions ultimately impact perceptions of politics, as well as organizational cynicism.  相似文献

This article presents a model of relational leadership based on a review of leader-member exchange (LMX) and interpersonal trust. This model asserts that the LMX relationship is built through interpersonal exchanges in which parties to the relationship evaluate the ability, benevolence, and integrity of each other. These perceptions, in turn, influence the behaviors predicted by LMX researchers. This integrated model of relational leadership provides insights into the dynamics of leader-subordinate relationships and resolves some of the inconsistencies in the LMX research without losing the richness and uniqueness of the exchange theory. We propose a hybrid evolutionary–neural approach for binary classification that incorporates a special training data over-fitting minimizing selection procedure for improving the prediction accuracy on holdout sample. Our approach integrates parallel global search capability of genetic algorithms (GAs) and local gradient-descent search of the back-propagation algorithm. Using a set of simulated and real life data sets, we illustrate that the proposed hybrid approach fares well, both in training and holdout samples, when compared to the traditional back-propagation artificial neural network (ANN) and a genetic algorithm-based artificial neural network (GA-ANN).  相似文献

In the field of corporate social responsibility (CSR), one efficient way to improve the ethical behaviour of a company is the implementation of a code of conduct. When focused on suppliers, this code is referred to as the supplier code of conduct (SCoC). Specific, application-oriented research on SCoCs is rare. The main goals of the present article are to define the state-of-the-art in SCoCs and to show how this review can be used in industrial practice when defining a company-specific SCoC. This article uses the electronics industry as an example. The state-of-the-art review of the content of the SCoCs is structured in five main categories of issues: labour standards, health and safety, environment, ethics and compliance. The practical relevance of this review is demonstrated by applying it in the development of a customised SCoC for a company as a part of the company's corporate risk management activities. This review uses the content analysis of SCoCs based on the website disclosures of the Forbes Fortune 2000 (Technology Hardware & Equipment) companies; which yielded 24 SCoCs. The application was done in an action research framework with a partner company, and the results were verified with the help of a focus group consisting of 10 companies.  相似文献

Cross-national studies of job stress have not kept pace with other streams of research in the international milieu. To begin to address this lack of development, we examined the relationships among role stressors, general self-efficacy (GSE), and burnout across nine regions (i.e., U.S., Germany, France, Brazil, Israel, Japan, China, Hong Kong, and Fiji). Findings indicated GSE had a universally negative association with burnout across all regions. Further, self-efficacy mediated the relationship between role conflict and/or role ambiguity and burnout across eight of the nine cultures. Conclusions center around how low self-efficacy may help to explain why occupational role stressors have a positive association with burnout cross-nationally. Implications and directions for future research are discussed.  相似文献

Work-related rumination is not a single construct, but consists of a dimension associated with negative emotions or affect (affective rumination), and a dimension associated with reflective thinking and applying strategies to solve problems (problem-solving pondering). In this three-wave longitudinal study across two years (N?=?630) we investigated whether the relationships between work-related rumination, off-job recovery, and creativity at work varied along the two dimensions of work-related rumination. In addition, we tested whether the relationships followed normal, reversed, or reciprocal causation. The results showed, first, that in a one-year perspective affective rumination, but not problem-solving pondering, was negatively related to off-job recovery and that problem-solving pondering, but not affective rumination, was positively related to creativity at work. Second, in a two-year perspective, reversed effects were detected as creativity at work was negatively related to affective rumination and positively to off-job recovery. Our results suggest that the quality of work-related thoughts determines whether the outcome is beneficial or detrimental. Occupational health interventions that only advise employees to stop thinking about work during off-job time, may therefore be too simplistic.  相似文献

In recent years there has been a dramatic increase in delistings from stock exchanges in the US and Europe, and this trend has been partly attributed to increasing administrative costs in listed companies. Has corporate governance regulation gone too far? We examine delistings from European stock exchanges 1996–2004 and find that standard corporate governance regulation—like investor protection and corporate governance codes—is associated with more delistings and in particularly going private transactions. In contrast, the tendency to go private is found to be lower, when the quality of overall governance is high. The results continue to hold when we take into consideration that governance policy may be endogenous.  相似文献
