Abstract

This study extends incivility theory and research by applying multilevel theory and analysis to explain the effect of group-level incivility on intention to remain. Previous research has shown that experiencing workplace incivility is associated with adverse individual well-being and behaviour, such as turnover intentions, but the majority of research has been at the individual level of analysis. Consequently it is unknown whether incivility is also a group-level phenomenon, and what the effects of group-level incivility are on the individual. Results from over 34,000 employees working in 179 organizations across Australia and New Zealand showed that target reports of incivility could be aggregated to the level of the organization to form a shared stressor, incivility environment, which affected employees’ intention to remain over and above their personal experience of incivility. This shared or environmental incivility also had a cross-level interaction effect on the negative relationship between individual incivility and intention to remain, highlighting the importance of context on targets of incivility. The role of interactional justice climate was also examined and the data are consistent with justice having a mediating effect on the cross-level relationship between environmental incivility and intention to remain. The findings are relevant to studies of bullying and harassment.  相似文献

Drawing upon the social cognitive theory and social identity theory, this study hypothesizes that ethical efficacy and perceived workplace incivility affect turnover intention via the full mediation of emotional exhaustion. At the same time, organizational identification is a moderator in the development of turnover intention. A field survey on 512 employees from high-tech and banking industries was conducted for empirical testing. Test results using structural equation modeling and hierarchical regression analyses reveal that emotional exhaustion fully mediates the relationship between workplace incivility and turnover intention, as well as between ethical efficacy and turnover intention. Organizational identification positively moderates the effect of workplace incivility on emotional exhaustion. Theoretical and practical implications are discussed based on the empirical findings.

Abstract

This controlled longitudinal study was conducted to investigate the effects of organizational change on employees’ self-reported health, work satisfaction, work-related exhaustion, stress, and sick leave. The population consisted of 226 employees at T1 and 198 at T2, divided into a study group affected by organizational changes, and a reference group not affected by them. Group differences for the outcome measures self-rated health (SRH), work satisfaction, work-related exhaustion, and hormones associated with stress were analysed using a two-factor ANOVA design for repeated measurements. Our findings showed no significant differences, either across time or between groups for SRH, work satisfaction, and work-related exhaustion. However, we did find significant change across time and between groups for the recovery hormone DHEA-S. Days of sick leave increased by 7% for employees in the study group and by 2% in the reference group. Serum cortisol showed significantly decreased levels across time but not between groups. The decreased recovery potential in the study group might have long-term health implications. The study points to the importance of looking at the impact of organizational change on employee well-being from a number of perspectives, such as self-reported health parameters, registered sick-leave data, and biological stress markers.  相似文献

The impact of work stressors and work-related resources on emotional exhaustion and depersonalization, as the two core factors of burnout, is investigated. According to the German Action Regulation Theory work stressors are conceptualized as regulation problems that lead to work stress in terms of additional effort (e.g. working longer hours), increased intensity of effort (e.g. working at a faster pace), and risky action (e.g. by neglecting safety rules). Consequently, an extended process model consisting of objective work stressors, work stress, emotional exhaustion and depersonalization is proposed. Nurses from three general hospitals (N=482) provided data for evaluating this model. Complete mediation of work stress and emotional exhaustion were analysed by hierarchical regression analysis. The overall model was tested by structural equation analysis in two steps; in the first step the basic model was analysed while in the second step the model was extended by autonomy as a work-related resource. The process model could be confirmed with respect to: (1) the mediating function of work stress and emotional exhaustion, and with regard to (2) the direct impact of autonomy as a work-related resource on work stressors but not on emotional exhaustion and depersonalization. Methodological considerations and implications for work design and burnout prevention are discussed.  相似文献

Abstract

Workplace bullying has been defined as a stressor that has negative consequences. However, the direction of the bullying–well-being relationship has been largely based on cross-sectional findings, which does not permit conclusions in terms of causality. The purpose of this research was to investigate the cross-lagged relationships between bullying and job-related well-being. We hypothesized that Time 1 bullying predicted Time 2 job-related well-being over time (normal causation model). In addition, we compared alternative models (baseline or stability, reversed, and reciprocal models). Our hypothesis was examined in two longitudinal studies with full two-wave panel designs in Belgian employees. In Study 1 (N=312), the time lag was six months, and in Study 2 (N=369), the time lag was two years. Results of structural equation modelling (SEM) analyses partially supported our hypothesis. Specifically, it was found that Time 1 bullying predicted Time 2 dedication in Study 1, and Time 2 job satisfaction in Study 2. There was no significant cross-lagged effect of job-related well-being on bullying at work. Overall, these findings suggest that bullying can be considered as a cause, rather than aconsequence of job-related well-being.  相似文献

This paper reports on the relationship between dimensions of control (skill discretion and decision authority) and burnout (emotional exhaustion, depersonalization, and reduced personal accomplishment) among 164 human service workers. It examines the differential influence of job demands, control (skill discretion and decision authority) and social support (supervisor, co-workers, others) on each burnout dimension. Then it examines the moderating effects of higher skill discretion, higher decision authority, and higher social support on burnout. Low skill discretion was found to be associated with high emotional exhaustion and depersonalization and low personal accomplishment. The effects of decision authority were not statistically significant. High job demands were associated with high emotional exhaustion only. Social support (supervisor, co-worker, and others) was not associated with burnout when demographic variables and job characteristics were controlled for. Neither dimension of control moderated the impact of high job demands on burnout. Social support did not moderate the impact of high demands, low skill discretion, or low decision authority on any burnout dimension. The full model explained 44% of the variance in emotional exhaustion, 25% in depersonalization, and 42% in personal accomplishment. Despite its limitations, the study suggests that the Job Demand-Control model may provide a useful theoretical foundation for the study of burnout, but that the control dimensions need to be evaluated independently since they appear to be differentially related to the burnout dimensions.  相似文献

ABSTRACT

This one-year follow-up study among 1,421 male nurses from seven European countries tested the validity of the Effort-Reward Imbalance (ERI) model in predicting prospective vital exhaustion and work-home interference. We hypothesised that effort and lack of reward would have both main and interactive effects on future outcomes. Results of structural equation modelling (SEM) showed that effort was positively related to exhaustion and work-home interference, both simultaneously and over time. Lack of reward predicted increased exhaustion at follow-up, but effort-reward imbalance did not influence the outcomes. Additionally, Time 1 exhaustion predicted increased work-home interference and exhaustion at follow-up. These results do not support the ERI model, which postulates a primacy of effort-reward imbalance over main effects. Instead, the findings are in line with dual path models of job stress and work-home interference. Multi-group SEM showed partial cross-cultural metric invariance for the ERI measure of effort, but the ERI measure of rewards showed no metric measurement invariance, indicating its meaning is qualitatively different across cultures. Nevertheless, the main conclusions were markedly similar for each national sub-sample. We discuss the theoretical and practical implications of our study.  相似文献

Abstract

Previous work has not considered the interplay of motivational forces linked to the task with those linked to the social identity of employees. The aim of the present study is to combine these approaches. Two studies with call centre agents (N=211, N=161) were conducted in which the relationships of objective working conditions (e.g., inbound vs. outbound work), subjective measures of motivating potential of work, and organisational identification were analysed. Job satisfaction, turnover intentions, organisational citizenship behavior (OCB), health complaints, and burnout were assessed as indicators of the agents’ work motivation and well-being. In both studies it was found that objective working conditions substantially correlated with subjective measures of work motivation. Moreover, employees experiencing a high motivating potential at work reported more OCB, higher job satisfaction, and less turnover intentions. As hypothesized, organisational identification was a further independent predictor of job satisfaction, turnover intentions, OCB, and well-being. Highly organisationally identified employees report higher work motivation and more well-being. Additionally, interactions between the motivating potential and organisational identification were found. However, all the results indicate that interventions seeking to enhance work motivation and well-being in call centres should improve both the motivating potential of the job and organisational identification. These two factors combined in an additive way across both studies.  相似文献

This study addresses an under-researched outcome of occupational stress, namely the frequency of accidents at work and car accidents. A large, random sample of 778 vets and their auxiliary personnel was assessed in relation to socio-demographic variables, work perception and accident involvement. The study, involving veterinary practices in Germany, revealed that work-related injuries/accidents experienced during the previous 12-month period were significantly related to individual differences in job-related stress and job satisfaction. The average yearly number of car accidents was predicted by age, working climate and job satisfaction. Furthermore, driving accidents going to or from work during the previous year were calculated against distance travelled. Vets working in excess of 48 h/week displayed significantly more driving accidents when visiting clients. Results indicate heterogeneous correlations both between and within the two categories of car and work accidents, suggesting that these are different phenomena, each with its own associated personal and work factors. Results also suggest that work perceptions may act as intermediary influences on accident rates.  相似文献

The effects of work-family conflict on the well-being of a diverse sample of 342 non-professional employees from the greater Los Angeles area were examined. Data were collected at two points in time, and a rigorous research design was employed. The effects of self-report bias were considered by controlling for social desirability bias, and by collecting two sources of data (i.e. self-reports and co-workers reports). The results revealed that work-family conflict predicted employee well-being over and above social desirability bias. In addition, analyses were consistent when both self-reports and co-workers reports were utilized. Finally, work-family conflict was a longitudinal predictor of employee's positive well-being. Both cross-sectional and longitudinal analyses were consistent across self-reports and co-worker reports.  相似文献

Abstract

Both self-report and non-self-report measures (co-worker ratings) of negative affectivity (NA) were obtained. Based on previous research, it was hypothesized that these two measures of NA would be moderately correlated. It was also expected that self-report measure of NA would be more strongly correlated with self-reported stressors and strains than would the co-worker measure. Finally, it was predicted that statistically controlling for self-reported NA would attenuate stressor-strain correlations more than would controlling for co-worker ratings of NA. A sample of 121 full-time employees who were pursuing graduate degrees completed self-report measures of stressors, strains, and negative affectivity. These individuals also asked two co-workers to assess their level of negative affectivity. Results supported all three hypotheses. Specifically, there was modest convergence between self-reported and co-worker NA. In addition, self-reported NA was more strongly correlated with self-reported stressors and strains than was the co-worker NA measure. Finally, statistically controlling for self-reported NA attenuated stressor-strain correlations much more than controlling for co-worker NA. These results suggest that observer ratings may be of some use in future NA research. Other implications of these findings are discussed.  相似文献

Abstract

This study aims to test a new process underlying the negative relationship between job insecurity and work-related well-being. Specifically, based on Self-Determination Theory, frustration of the psychological needs for autonomy, belongingness and competence was expected to explain the associations between job insecurity and emotional exhaustion and vigour (i.e. the core energy-related components of burnout and work engagement, respectively). Structural equation modelling using data from a heterogeneous sample of 3185 Flemish employees confirmed that frustration of the three needs mediated the association between job insecurity and both outcomes. These results suggest that job insecurity is related to impaired work-related well-being, because it frustrates employees’ psychological needs. This study contributes to a rather small, but growing body of research on the theoretical explanations of the negative consequences of job insecurity for employees’ work-related well-being.  相似文献

Abstract

Burnout patients often report deficits in cognitive control, and there is a need to understand the processes involved. Drawing on recent findings, we hypothesized that emotional exhaustion and task-related demands on executive control would interact in predicting performance in tasks requiring the updating and monitoring of working memory as well as the inhibition of prepotent (dominant or automatic) responses. In accordance with recent conceptualizations of burnout, we focused on emotional exhaustion as the core symptom of burnout. The sample comprised 81 employees recruited from nursing homes for elderly care in Germany, who participated in a laboratory study involving cognitive tasks. Based on a median split, participants were divided into two groups: those with high burnout and those with low burnout. In line with our hypotheses, the high exhaustion participants performed less well than those with low exhaustion only when tasks put high demands on their executive control. As predicted, high levels of emotional exhaustion were associated with more errors and longer reaction times when demands on executive control were high, whereas no performance differences were found when both tasks put low demands on executive control. The implications for practice are discussed.  相似文献

ABSTRACT

Daily exchanges between employees and their organisation pertain mainly to socio-emotional resources. We investigate how daily employee-organizational resource exchanges relate to daily strain and work-related self-efficacy. We also examine the role of perceived organisational monetary investments on the relationship between daily employee resource investments and outcomes. To do so, we assess the psychometric properties of the Resource Exchange Scale (RES) that we developed for measuring general and daily employee and organisational resource investments (Study 1 and Study 2). Seventy-six health-care employees completed a general survey and a 10-day diary survey twice: at mid-shift and at the end of their shift (Study 3). Analyses supported the validity of the RES. Findings revealed that daily, under-reciprocal exchange related to increased physical symptoms. Mutual high daily resource investments related to greater work-related self-efficacy. The relationship between daily employee resource investments and self-efficacy was positive under conditions of both high and low perceived monetary investments. Lagged analyses showed that the previous day’s self-efficacy related positively to employees’ next day resource investments. Our findings suggest that socio-emotional resource exchanges matter for daily employee functioning, over and above between-person effects.  相似文献

Studies have identified availability for work during non-work time as a widespread demand that is related to impaired well-being. Whereas existing research results are based on cross-sectional designs, the present study applied a three-wave longitudinal design to improve interpretations of the direction and causation of the effects of extended work availability. In addition, this study investigated mediating processes such as the reduction of psychological detachment and the increase in work-to-family conflict (WFC). A total of 416 people responded to an online survey at three measurement points, with a time lag of 2 months between each survey, to assess the organisational expectations of being available during one’s off-job time as well as psychological detachment, WFC and emotional exhaustion. The results of structural equation modelling indicated that extended work availability is associated with increases in emotional exhaustion over time. A mediation analysis revealed that WFC and psychological detachment mediated this effect. The results of this study provide strong evidence that extended work availability negatively affects employee well-being over time. Furthermore, this study contributes to an explanation of the mediating process of the detrimental effect. This finding can be used for health-related interventions in cases where extended work availability cannot be completely avoided.  相似文献

Abstract

Pregnancy is potentially a stressful period for working women for ergonomic, psychological and organizational reasons, yet the well-being of women is seldom the focus of research on working during pregnancy. This paper reviews the literature on women's experience of being pregnant at work. It concludes that, while working conditions are usually not well suited to pregnant women, the majority of women encounter only minor difficulties and regard working in a positive way. However, for a minority of women working during pregnancy adversely affects their well-being. These are likely to be women working during pregnancy adversely affects their well-being. These are likely to be women who are most at risk from work-related stress at other times. The literature suggests that working during pregnancy has still to be accepted and accommodated by employers and colleagues.  相似文献

During the last two decades two potent groups of predictors for work-related musculoskeletal problems have been identified: physical work load and poor psychosocial working conditions. However, little is known about their combined effects. In this study the buffering effect of control at work with respect to the negative effects of psychological demands and physical work load on musculoskeletal problems is examined. All study variables were sampled from 431 people working in geriatric nursing homes in Germany by means of questionnaires. Main effects and interactions were tested with multiple regression analysis. The results showed that control buffered the effects of high psychological demands, but not of high physical work load; the buffering effect of control was observed only when physical work load was low. The combined effects of demands and physical work load were over-additive. Thus, the power of different predictors for musculoskeletal symptoms depended on the level of other predictors. This suggests that the efficiency of certain strategies for the prevention of musculoskeletal problems is likely to depend on the level of risk factors, with different strategies being appropriate for different levels of risk.  相似文献
