We examined in a 3-month longitudinal study how leader behavioral integrity relates to individual follower work engagement, and how that relationship, in turn, connects to performance. We hypothesized that ratings of leader behavioral integrity would mediate the relationship between leader transparent communication and follower work engagement, which would also have a positive relationship with performance. We tested our hypotheses using data collected from military cadets (n = 451), who each rated their respective leader. Our findings show that followers who rated their leaders as exhibiting more transparent communication at Time 1, also rated themselves as more engaged in their work role at Time 2 (3 weeks later), and that their perceptions of leader behavioral integrity mediated that relationship. Follower engagement also positively related to third-party ratings of follower performance at Time 3 lagged 3 months. We discuss the implications of these findings for research on leader integrity, authenticity, follower engagement, and performance.  相似文献

Abstract

Psychosocial safety climate (PSC) refers to a specific organizational climate for the psychological health of workers. It is largely determined by management and at low levels is proposed as a latent pathogen for psychosocial risk factors and psychological strain. Using an extended Job Demands-Control-Support framework, we predicted the (24 month) cross-level effects of PSC on psychological strain via work conditions. We used a novel design whereby data from two unrelated samples of nurses working in remote areas were used across time (N=202, Time 1; N=163, Time 2), matched at the work unit level (N= 48). Using hierarchical linear modelling we found that unit PSC assessed by nurses predicted work conditions (workload, control, supervisor support) and psychological strain in different nurses in the same work unit 24 months later. There was evidence that the between-group relationship between unit PSC and psychological strain was mediated via Time 2 work conditions (workload, job control) as well as Time 1 emotional demands. The results support a multilevel work stress model with PSC as a plausible primary cause, or “cause of the causes”, of work-related strain. The study adds to the literature that identifies organizational contextual factors as origins of the work stress process.  相似文献

Autocratic leader behavior is often seen as negative for team morale and performance. However, theories on social hierarchy suggest that autocratic leadership may also positively affect morale and performance through the creation of a psychologically appealing, hierarchically-ordered environment of predictability and security. We propose that autocratic leadership can foster team psychological safety when team members accept the hierarchy within the team. In contrast, when members challenge the hierarchy and engage in intrateam power struggles, autocratic leaders' centralizing power behaviors will clash with team members' competition for power and frustrate members, impairing psychological safety and performance. We find support for these ideas in a study of 60 retail outlets (225 employees and their managers) in the financial services industry. As expected, when team power struggles were low, autocratic leadership was positively related to team psychological safety, and thereby indirectly positively related to team performance. When team power struggles were high, autocratic leadership was negatively related to team psychological safety and thereby indirectly negatively related to team performance. These effects were also found when controlling for leader consideration.  相似文献

By applying the supplies-values (S-V) fit approach from the complementary person-environment (P-E) fit literature to the leader-employee perspective, and drawing upon social exchange theory, we examine how fulfillment of different work values is related to Leader-Member Exchange (LMX) and work outcomes. First, polynomial regression analyses combined with response surface analysis of data collected at two time points (N = 316) showed that LMX (Time 2) was higher the more the leader fulfills the employee's work values (Time 1). Second, LMX (Time 2) was higher when leader supplies (Time 1) and employee work values (Time 1) were both high than when both were low. Third, analyses of data from a sub-sample of matched leader-employee dyads (N = 140), showed that LMX (Time 2) played a mediating role on the relation between S-V fit (Time 1) and work outcomes (Time 2). Specifically, we found eight out of 10 relationships between S-V fit (Time 1) and leader-rated task performance and OCB (Time 2) to be fully mediated by LMX (Time 2). LMX (Time 2) partially mediated the relation between S-V fit (Time 1) and job satisfaction (Time 2) as only two out of five relationships were fully mediated.  相似文献

This study examines how leadership characteristics in new product development teams affect the learning, knowledge application, and subsequently the performance of these teams. Using data from a study of 229 members from 52 high‐tech new product projects, we empirically demonstrate that team learning has a strong positive effect on the innovativeness and speed to market of the new products. Moreover, a democratic leadership style, initiation of goal structure by the team leader, and his or her position within the organization were positively related to team learning. Managerial implications of these results are discussed.  相似文献

ABSTRACT

We examined how a key relationship at work, an employee’s relationship with their leader, affects employee daily well-being. In a study of 129 employees across a variety of industries, we examined how follower perceptions of their daily leader–member exchange (LMX) quality across a workweek influenced their well-being (n?=?468 observations). Results provided general support for our hypotheses. Specifically, we found that on days when employees perceived a higher quality LMX relationship with their leader, they were more likely to report a sense of belongingness, which was then positively associated with daily reports of vigor and negatively associated with emotional exhaustion. Lagged analyses showed that perceptions of LMX quality were also negatively associated with reports of emotional exhaustion the following workday suggesting that these effects may persist over time. Finally, we found that day-to-day variation in reports of LMX quality attenuated the beneficial effects of LMX on relatedness and vigor supporting our hypothesis that uncertainty related to resource availability may contribute to a threat mindset focused on resource conservation rather than engagement. Implications and future research on leadership and employee well-being are discussed.  相似文献

Manufacturing process improvement teams often draw upon cross‐functional expertise. However, teams dominated by a single or few functions often do not achieve the desired interdisciplinary learning and cooperation, which in turn could negatively affect the performance of that cross‐functional team. Through an empirical analysis of 149 manufacturing process improvement teams in six SIC industrial categories, we show that even after controlling for several factors such as team size, number of functions, gender diversity, ethnicity, number of management levels, and geographic dispersion of team members, psychological safety of work environment fully mediates the relationship between functional dominance and team performance. We also confirm that a team leader possessing high interpersonal justice mitigates the deficiency of dominated teams and improves team performance by fostering a psychologically safe work environment. Our recommendation therefore is that when a dominated team is unavoidable due to the needed skill sets or other organizational considerations, to ensure success it is imperative that the firm chooses a team leader who can promote psychological safety by being just, and who can effectively encourage input from all functional team members and give them objective feedback.  相似文献

This study investigates the associations between school principals’ job crafting and well-being. Drawing on the job demands-resources approach of the job crafting model and self-determination theory, we hypothesized that need satisfaction and need frustration act as likely mechanisms between the positive and negative effects of job crafting behaviors and work-related well-being (work engagement and burnout). Using cross-sectional data collected from a sample of Finnish school principals (n = 518), our structural equation model revealed that crafting structural job resources was positively associated with need satisfaction and negatively with need frustration. Increasing challenge job demands was positively associated with need satisfaction, which, in turn, was associated with higher work-related well-being. In addition, crafting structural job resources was directly positively linked to burnout as well as work engagement. Moreover, we found that decreasing hindrance demands was positively associated with burnout and negatively associated with work engagement via need frustration. No associations were found between crafting social resources, indicators of basic psychological needs, or work-related well-being. These findings provide insights into how principals determine their own basic psychological needs via job crafting, and how this is reflected in their work-related well-being. The study advances job crafting theory and self-determination theory, with important implications for practice and future research.  相似文献

ABSTRACT

While research has unravelled the association between organisational change and being a target of workplace bullying, scholars have still to shed light on the perpetrator perspective of this association. In the current study, we further the literature by investigating the relationship between exposure to organisational change and being a perpetrator of workplace bullying. We introduced perceptions of psychological contract breach as a mechanism that accounts for the process in which exposure to organisational change leads employees to direct bullying behaviours to other members of the organisation. Using three-wave longitudinal data from 1994 employees we estimated a between-subjects mediation model controlling for autoregressive effects. Results confirmed our hypothesis that exposure to organisational change at Time 1 was positively related to being a perpetrator of workplace bullying at Time 3 through perceptions of psychological contract breach at Time 2. These findings suggest that organisations should invest in factors that lower employees’ likelihood to perceive psychological contract breach in the aftermath of organisational change because these perceptions may indeed result in the enactment of workplace bullying towards other members of the organisation.  相似文献

Challenging the standard reasoning regarding leaders' ethical failures, we argue that a potent contributor to these failures is the social role expectations of leaders. We maintain that leaders' central role expectation of goal achievement contributes to the over-valuing of group goals and greater moral permissibility of the means used to achieve these goals. In studies 1 and 2 we demonstrated that the role of leader, relative to group member, is associated with an increased appraisal of group goals which is predicted by the leaders' role expectations and not driven by the psychological effects of power. Next, we experimentally demonstrated the importance of both role expectations of leadership and group goal importance in leaders' justification to engage in morally questionable behavior to achieve group goals. Finally, we supported the social role predictions in a laboratory experiment by assigning people to roles and assessing goal importance and unethical decision-making and behaviors.  相似文献

Researchers have focused on linking objective measures of change exposure, such as the number of downsizing activities implemented, with employee well‐being. This has meant that less attention has been paid to employees’ subjective experience of change. The authors examine relationships between employees’ perceptions of the extent of change and the frequency of change and insomnia and psychological well‐being. They propose direct and indirect relationships via resistance to change between employees’ subjective experience of change and well‐being. Data were collected from 260 employees from a range of different organizations and industries. Respondents completed surveys at two time points, separated by four months. Results revealed significant indirect relationships between subjective perceptions of change and insomnia and employee well‐being via affective resistance to change at Time 1 and Time 2. In addition, employees’ subjective reports that change was very frequent were initially positively associated with T1 behavioral resistance to change but also were negatively associated with T2 behavioral resistance to change. Discussion focuses on the importance of managing employees’ perceptions of change. Practically, the authors consider the difficult choices that confront managers when seeking to implement and ‘sell’ change within their organization.  相似文献

Humans are thought to have evolved in small, egalitarian hunter-gatherer societies. Evolutionary theories of leadership, which draw heavily on studies of contemporary hunter-gatherer and other small-scale societies, have proposed numerous traits that putatively characterize leaders in domains of sociality, productivity, reproduction, dominance, and cognition. We investigated many such traits among the Chabu, an Ethiopian population of former hunter-gatherers who now subsist on hunting, gathering, horticulture, and cash crops.There were strong positive correlations among most traits across domains, which, in turn, were positively associated with elected leader status among both women and men. Measures of prestige and dominance were largely independent, and although both predicted leader status, prestige was more important. Biased social learning was a modest predictor of leader status but a stronger predictor of respect. Revised evolutionary theories of leadership must account for the importance of women leaders and the strong covariation of traits.  相似文献

This study examines the effect of leader influence tactics on employee safety participation in a U.K.-based manufacturing organization, examining the role of safety climate as a mediator. Structural equation modeling showed that leader influence tactics associated with a transformational leadership style had significant relationships with safety participation that were partially mediated by the safety climate (consultation) or fully mediated by the safety climate (inspirational appeals). In addition, leader influence tactics associated with a transactional leadership style had significant relationships with safety participation: rational persuasion (partially mediated by safety climate) and coalition tactics (direct effect). Thus, leaders may encourage safety participation using a combination of influence tactics, based on rational arguments, involvement in decision making, and generating enthusiasm for safety. The influence of building trust in managers is discussed as an underlying mechanism in this relationship. Practical implications are highlighted, including the design of leadership development programs, which may be particularly suited to high-reliability organizations.  相似文献

The concept of leader distance has been subsumed in a number of leadership theories; however, with few exceptions, leadership scholars have not expressly defined nor discussed leader distance, how distance is implicated in the legitimization of a leader, and how distance affects leader outcomes. We review available literature and demonstrate that integral to untangling the dynamics of the leadership influencing process is an understanding of leader–follower distance. We present distance in terms of three independent dimensions: leader–follower physical distance, perceived social distance, and perceived task interaction frequency. We discuss possible antecedents of leader–follower distance, including organizational and task characteristics, national culture, and leader/follower implicit motives. Finally, we use configural theory to present eight typologies (i.e., coexistence of a cluster or constellation of independent factors serving as a unit of analysis) of leader distance and propose an integrated cross-level model of leader distance, linking the distance typologies to leader outcomes at the individual and group levels of analysis.  相似文献

We studied employees who were promoted into a leadership role from within their workgroup and explored how they dealt, psychologically, with being both a leader and a friend of their subordinates. In an inductive, qualitative study of 33 individuals from across three organizations (two mining companies and one childcare organization) we found that these people experienced psychological conflict that resulted in them feeling vulnerable to being exploited or being afraid to use their power over subordinate-friends. We identified five strategies that were used, namely abdicating responsibility, ending the friendship, establishing the divide, overlapping the roles, and using friendship to lead. We developed a model whereby the type of psychological conflict and the person's leader identity (either “the boss”, just a role, or a weak or non-existent leader identity) leads to the choice of resolution strategy. This exploration into understanding pre-existing friendships demonstrates the ongoing need to consider those in a leadership role as “people” and not just “leaders”.  相似文献

The present study produced new knowledge about gender differences with respect to work-to-family conflict and its longitudinal relations with indicators of satisfaction and well-being. The study examined the longitudinal relations between work-to-family conflict and self-reported satisfaction and well-being in the domains of work (job satisfaction), family (marital satisfaction, parental distress) as well as overall (psychological and physical) symptoms. Data were obtained from a random sample of Finnish men (n=208) and women (n=218) who were employed and had either a partner or/and children. A survey was conducted at two points in time, in 1999 (Time 1), and one year later, in 2000 (Time 2). The results revealed that, among women, work-to-family conflict perceived at Time 1 significantly predicted job dissatisfaction, parental distress as well as psychological symptoms at Time 2. However, among men, a low level of satisfaction or well-being at Time 1 (marital dissatisfaction, parental distress, psychological and physical symptoms) functioned as a precursor of work-to-family conflict perceived at Time 2. In addition, the experience of work-to-family conflict turned out to be relatively stable for both genders over the time period of one year. It is likely that work-to-family conflict will continue to affect employees, and should be a central focus for organizations.  相似文献

Understanding the traits that define a leader is a perennial quest. An ongoing debate surrounds the complexity required to unravel the leader trait paradigm. With the advancement of machine learning, scholars are now better equipped to model leadership as an outcome of complex patterns in traits. However, interpreting those models is often harder. In this paper, we guide researchers in the application of machine learning techniques to uncover complex relationships. Specifically, we demonstrate how applying machine learning can help to assess the complexity of a relationship and show techniques that help interpret the outcomes of “black box” machine learning algorithms. While demonstrating techniques to uncover complex relationships, we are using the Big Five Inventory and need for cognition to predict leadership role occupancy. Among our sample (n = 3385), we find that the leader trait paradigm can benefit from modeling complexity beyond linear effects and generate several interpretable results.  相似文献

In this paper we examine how the relationship between leaders' credit allocation behavior and subordinates' commitment to their leader is influenced by the fulfillment of subordinates' expectations (i.e., expecting one type of behavior and having that behavior occur). We predicted that subordinates would display less commitment to their leader when their leader took credit for the subordinates' work. However, based on expectancy violations and psychological contracts research, we also predicted that expectation fulfillment would moderate this relationship. In two experimental studies we found that the negative effects of leader credit taking on commitment to the leader were mitigated when the subordinate expected the leader to take credit. However, when subordinates expected to receive credit and did not, the negative impact of leader credit taking was enhanced. We discuss the implications of these results for both theory and practice.  相似文献
