This paper provides an empirical examination of the effects of co‐workers’ procedural justice, defined as the individual's perception of how procedural justice is displayed towards him/her by the group. Drawing on the social exchange literature, it is confirmed that team affective commitment mediates the relationship between team voice – a form of co‐workers’ procedural justice – and team citizenship behaviors. The study also tests whether this positive indirect effect is moderated by neuroticism and intrinsic motivation. The results from a survey of 154 dyads consisting of employees and their current supervisor generally support the hypotheses. Team voice is a strong and consistent predictor of team citizenship behaviors, and the effect is mediated by team affective commitment only when intrinsic motivation is low and/or neuroticism is low. This study extends knowledge of the different sources of justice. Specifically, it shows that team voice and the boundary conditions of its effects are crucial to understanding attitudes and behaviors directed towards the team. This finding highlights the necessity of carefully taking into account the ability to express one's opinion inside teams.  相似文献

中国社会正处于变革时期,诸多改革都涉及利益分配,改革的过程和结果对于评判改革的成败是相当重要的。本文借鉴社会学理论,从中小流通股东角度研究了股权分置改革背景下的投资者关系问题。本文为流通股东对股改程序公正的理解寻找了两个前因:信息披露和反馈的及时性以及流通股东潜在的影响力。研究发现,提高信息反馈的及时性和流通股东的潜在影响力可以改善流通股东对程序公正的理解,可以改善投资者关系。研究同时发现,流通股东对程序公正的理解是信息反馈及时性和流通股东潜在影响力对投资者关系的中介变量。最后,本文提出一些政策建议。  相似文献

Leaders form different quality leader–member exchange (LMX) relationships with their subordinates. This variable treatment termed LMX differentiation can have negative effects on individuals' behavior and attitudes. In this study, we examined the cross-level main effect of justice climate on task performance and the moderating role of justice climate on the relationship between LMX differentiation and task performance. We tested these two hypotheses using a field study of 90 subordinates nested under 27 supervisors. Procedural justice climate, not distributive justice climate, was found to positively influence subordinate task performance. Further, distributive justice climate, not procedural justice climate, was found to moderate the LMX differentiation–task performance relationship; such that the relationship was positive when distributive justice climate was high and negative when distributive justice climate was low. This study examines the relationship of the respondent's reference point with regards to distributive and procedural justice in an R&D setting in Korea. The two characteristics: (1) the rewards difference between Korean public and private R&D institutes (the outcome level at the public R&D institutes is much less than that at the private ones), (2) and the similarity of procedures being used to determine R&D professional's rewards at both types of research institutes, provide an excellent real-life setting for studying the role of reference point. To avoid common method variance, we measured distributive and procedural justice separately. Consistent with the previous experiments, R&D professionals at the public R&D institutes indicated differentiated distributive justice levels according to R&D professionals' reference points. Results also showed that the presence of a social comparison other (suggested reference point) leads the R&D professionals at public R&D institutes to perceive procedural injustice. Finally, several theoretical and managerial implications were discussed.  相似文献

We tested a model in which two bases of trust mediated the effects of supervisory procedural justice. Two conceptually distinct mechanisms were proposed to explain how different procedural justice effects are manifested. Structural equation modeling results using 203 individuals with matched supervisory ratings from a cross-section of organizations located in Taiwan supported our model. Cognitive trust mediated the relations of supervisory procedural justice with performance and job satisfaction, whereas affective trust mediated relations between supervisory procedural justice and helping behavior at work.  相似文献

This paper applies the concept of procedural justice to one of the most important focal points of interorganizational relations: the purchaser–supplier relationship. The few extant studies of the concept in the purchaser–supplier domain have overlooked an important aspect of this key relationship: that is, inclusiveness in procurement. This is despite the fact that interest in the specific empirical context of supply chain links between large purchasing organizations (LPOs) and ethnic minority suppliers (EMSs) from disadvantaged communities proceeds apace on both sides of the Atlantic. Institutional theory is used to examine the form that procedural justice takes in eight case studies of LPOs from the private and public sectors, which actively engage with inclusive procurement management initiatives in England. The guiding question is twofold: ‘What may LPO approaches to installing procedural justice in procurement management entail?’ and ‘How are these approaches shaped?’ This paper identifies specific approaches to installing procedural justice for inclusive procurement and submits theoretical propositions about how these are shaped. The study contributes to a macro‐level assessment of procedural justice, i.e. interorganizational procedural justice, as a significant aspect of inclusive interorganizational relationships, which is a domain in need of theoretical development.  相似文献

System development efforts depend to a large degree upon how well information systems (IS) managers, IS specialists, and IS users work together in a project team structure. Yet, these individuals frequently work under different perceptions about matters of importance to development, management, and success. This paper introduces a framework for examining IS specialists' skill requirements from a multiple‐stakeholder perspective. Derived from discrepancy theory, the framework concedes that different stakeholders hold a variable set of expectations for IS personnel skill levels as well as a perception of skills held by IS personnel. We examine differences in expectation and performance expressed by each group and describe the impact of the discrepancy on user satisfaction, career satisfaction of IS specialists, and on job performance evaluations by IS managers. Results confirm that a discrepancy between an IS specialist's expectations of skill and their perceived skill self‐proficiency impacts career satisfaction. Similar relations hold for IS managers and users. Since different stakeholders may hold different perceptions, satisfaction of all parties becomes problematic unless a common frame of reference can be determined.  相似文献

In spite of end-user programming, for the foreseeable future users and information systems (IS) specialists will build systems together. A better understanding of this partnership (which has a troubled history) will help IS managers and users improve their management skills. This study investigates the relative contributions to project effectiveness of problem-solving competence, the quality of the working relationship, and the quality of the development process. Seventy-five medium-sized projects in 16 organizations were investigated using individual, one hour, structured interviews with the IS project leader and with the primary user. Results suggest that more complex models should be used to study system development. Moreover, problem-solving competence demonstrated a complex effect on project effectiveness.  相似文献

Despite considerable research examining user participation in information technology (IT) project implementation, the findings are equivocal concerning how beneficial IT user participation is for project outcomes. Likewise, evidence concerning the management of various forms of user participation is also mixed. This study posits an integrated user participation structure composed of a combination of steering committees, cross-functional teams and project champions performing different functions and supporting each other during the course of project implementation. The study builds a research model that identifies the impact of various organization behavior and human resource management (OB/HRM) issues on the ability of the user participation structure to influence IT project outcomes. It presents the results of field research in the form of nine case studies to identify various OB/HRM factors that can discriminate between different IT project outcomes. The field study leads to a revised research model that emphasizes the role of processes and dynamics within the user participation structure, as well as the role of OB/HRM variables, in influencing the relationship between user participation structures and IT project outcomes.  相似文献

如何提升应聘者的公平感、降低拒聘带来的负面溢出效应是招聘实践中亟待解决的问题。基于甄选过程采取纵向研究设计,以416名应届毕业生求职者为样本,分别在应聘前、应聘后结果知晓前和结果知晓后3个时点收集数据,运用层次回归分析方法,考察落选者报复意愿的预测变量、甄选程序公平感的来源及其中介效应。研究结果表明,工作吸引力和雇佣期望对应聘者的甄选程序公平感有显著的正向预测作用,消极情感的预测作用不显著;工作吸引力、甄选程序公平对落选者的报复意愿有显著的负向预测作用,雇佣期望和消极情感对报复意愿有正向预测作用;甄选程序公平的中介效应不显著;良好的工作设计和合理公平的招聘过程有助于降低招聘的负面溢出效应。  相似文献

在关系营销范式下,营销渠道关系研究较少关注关系的结束。将渠道公平和长期导向纳入对渠道关系问题反应行为的研究框架中,考察感知公平(分配公平和程序公平)对渠道成员关系退出和呼吁行为的影响以及长期导向在这一影响过程中的中介作用。以供应商及其与经销商的关系为研究对象,获得144个经销商样本的调查数据,应用SPSS 17软件和多元层次回归方法对研究假设进行检验。研究结果表明,长期导向在感知分配公平与退出之间起部分中介作用,在感知分配公平和程序公平对呼吁的影响中起完全中介作用。渠道成员感知的分配公平对其退出倾向有显著的负向影响,但感知程序公平对退出则没有显著的影响;分配公平和程序公平对呼吁都有显著的正向影响。最后给出相应的管理建议。  相似文献

从创业者人力资本激励和组织公平理论视角,基于313个创业团队问卷调研的数据,探讨创业团队关系治理对决策承诺的影响,以及分配公平感和程序公平感在二者间的中介效应。研究显示:创业团队关系治理对团队决策承诺有显著的正向作用,分配公平感和程序公平感分别部分中介了创业团队关系治理与决策承诺间的关系;而在同时考虑分配公平感和程序公平感的双中介模型中,分配公平感的中介效应不再显著。  相似文献

This paper reports the results obtained from a field study of 173 US companies which have implemented personal computing in the past five years. The study establishes the relationship between (i) the support services provided by the MIS department and its control over the PC acquisition process and (ii) and degree of information system (IS) management concerns with personal computing problems such as user training and user experience and the existence of selected organizational programs and policies for personal computing. This paper contributes to the understanding of allocation processes in mergers and acquisitions by applying an organizational justice perspective. This is a perspective that has been neglected in past research on mergers and acquisitions, but which is important in understanding the challenges managers face in allocating human resources and other resources of symbolic importance. In particular, the paper examines the trade-offs between multiple goals in selecting distributive and procedural justice rules, and identifies factors that constrain these choices. Mergers and acquisitions are typically driven by multiple motives. The findings presented in this paper suggest that there are different approaches to applying justice rules in mergers and acquisitions and that these approaches have different implications for meeting multiple goals. The choice of equity in combinations with fair procedural rules is an approach which complies with the two goals of maximizing economic productivity and fostering relationships. However, the choice of this approach rests upon an unbalanced power relationship and relatively low ambiguity. When there is a high degree of ambiguity and a balanced power relationship, management has to make trade-offs between maximizing economic productivity and fostering relationships.  相似文献

In this study, allocation of functions and system size (number of machines) were manipulated to test their effects on operator performance and subjective response in a flexible manufacturing system (FMS). An experiment was conducted using a cross-over design with three independent variables: number of machines, task allocation, and sequence of task presentation. Operator performance was measured by response time, and subjective response assessed using two questionnaires. Physiological measures were also taken (EKG and respiratory rate). The results revealed that the number of machines in the system did not affect performance or subjective or physiological response while the effect of allocation level was significant for both performance and subjective response.  相似文献

Information systems (IS) offshoring has become a widespread practice and a strategic sourcing choice for many firms. While much has been written by researchers about the factors that lead to successful offshoring arrangements from the client's viewpoint, the vendor's perspective has been largely scarce. The vendor perspective is equally important as offshore IS vendors need to make important decisions in terms of delivering operational and strategic performance and aligning their resources and processes in order to meet or exceed targeted outcomes. In this article, we propose and test a three‐level capability–quality–performance (CQP) theoretical framework to understand vendor outcomes and their antecedents. The first level of the framework represents three vendor capabilities: relationship management, contract management, and information technology management. The second level has three mediating variables representing process quality: partnership, service, and deliverable quality. The third level has three dependent variables representing vendor outcomes: operational performance, strategic performance, and satisfaction. The model was tested with 188 vendor firms from India and China, the two most popular destinations for IS offshoring. Results support the CQP framework; vendor capabilities are significant predictors of intermediate quality measures, which in turn affect vendor outcomes. Implications of the study findings to both theory development and IS offshore vendor strategic decision making are discussed.  相似文献

We explore the complex interplay between organizational justice and supervisory justice when predicting group members' threat perceptions in a context of organizational change. Based on the assumptions of relational models of procedural justice and prior research done in the multifoci justice framework, we hypothesize that the extent to which a supervisor is seen to embody and represent key in-group attributes will moderate the interaction between the supervisor's own interactional justice and the overall organizational procedural justice. Specifically, organizational justice is expected to decrease employees' feelings of threat particularly when the supervisor treats group members fairly and is perceived to be in-group representative rather than non-representative. We found support for this hypothesis across two studies, a cross-sectional survey and a scenario experiment. The findings confirm the particularly powerful role that an in-group representative leader's interactional fairness has in managing group members' responses to fundamental organizational processes. The implications for further research and practice are discussed.  相似文献

In this study, using path analysis, we tested whether procedural justice perceptions mediated the relationship between gender and distributive justice perceptions. Furthermore, we also tested whether the two forms of commitment (affective and normative) mediated the relationships between justice perceptions (distributive and procedural) and tenure intent. One hundred and eighty-three employees from Irish manufacturing organizations participated in the study. As hypothesized, we found support for the mediating role of procedural justice perception on the relationship between gender and distributive justice perception. Results also indicated that affective commitment mediated the relationships between justice perceptions and tenure intent and affective commitment. Finally, normative commitment did not mediate the relationships between justice perceptions and tenure intent. Further analysis using moderated regression analysis showed that gender moderated the relationships between distributive justice perceptions and affective commitment only. Gender did not have any moderating effect on normative commitment or tenure intent. Implications for research and practice are discussed.  相似文献

This study systematically replicates an earlier field experiment (Luthans, Paul & Baker, 1981) that found a contingent reinforcement intervention having a positive impact on functional and dysfunctional performance behaviors of salespersons in a large department store, but no reversal when there was a return to baseline conditions. By using tighter controls in the field setting, the present study found generally similar results during the intervention but, importantly, also found a reversal to occur during the post intervention phase. Implications the results have for behavioral management of salespersons' performance are discussed.  相似文献
