Abstract

In this study, the impact of psychosocial work characteristics on illness and work absenteeism has been examined. The study group consisted of 133 civil servants (33 men and 100 women) with a mean age of 43 years (range 21-65 years). Psychosocial work characteristics, social support, quality of life, work absenteeism, psychosomatic and gastrointestinal symptoms were assessed by means of questionnaires. Five different work support or functions were identified by factor analysis: appraisal support, belonging support, instrumental support, emotional support and supportive atmosphere. The analysis showed that work absenteeism was associated with lower belonging support and a less supportive atmosphere. Furthermore, psychosomatic symptoms were associated with lack of support at work, measured as belonging support, instrumental support and supportive atmosphere. Gastrointestinal symptoms were associated with lack of belonging support and lack of social integration outside work. A bad general health status was associated with lack of insrumental support. The association between work absenteeism and social support at work was confirmed in multivariate analysis with control for confounding factors. In this analysis, high work strain and low social support were associated with a lower quality of life, which in turn was associated with increased absenteeism. Although there are well-known difficulties in drawing causal conclusions from cross-sectional studies, it seems reasonable to conclude that social support at work is an important factor to take into consideration when analysing illness and absenteeism from work.  相似文献

This paper describes a longitudinal study evaluating organizational changes at a postal sorting terminal in Sweden. One hundred postal workers were followed up for 1 year after the changes were put in place. Information about psychosocial factors, sleep disturbances and gastrointestinal complaints were collected by questionnaires administered at the onset of the changes and at 8 and 12 months later. Sick leave during the 1-year follow up was compared with that during the year before the changes were introduced. A significant increase in skill discretion and in authority over decisions occurred during the study period. The reported increase in skill discretion and authority over decisions correlated with a reduction in difficulties with sleep and with gastrointestinal complaints. Changes in reported contact with team mates and superiors also correlated with changes in the reporting of sleep difficulties and gastrointestinal complaints. There was a significant reduction in sick leave. The results indicate that the organizational changes improved the quality of work and at the same time reduced sick leave and psychosomatic complaints.  相似文献

A conceptual framework is advanced that assumes that psychological symptoms emerge within multiple contexts, such as the workplace, and are influenced by the interplay of individual and situational risk and protective factors over time. This framework was utilized to examine the impact of work and work-family role stressors, coping, and work-related social support on psychological symptoms among 239 female, secretarial employees in the USA, using both cross-sectional and longitudinal structural equation models. Work stressors and avoidance coping were viewed as risk factors, and active coping and social support as protective factors. Work stressors contributed substantially to increased symptoms, primarily through a direct pathway in the cross-sectional model, but also indirectly to both Time 1 and Time 2 symptoms (4 months later) via pathways through active and avoidance coping. In both models, avoidance coping also predicted increased symptoms. Avoidance coping also served to partially mediate the relationship between work stressors and symptoms in the cross-sectional model, but not in the longitudinal model. Active coping was related to fewer psychological symptoms in both models, thereby reducing the negative effect of work stressors on symptoms. Likewise, work-related social support served an indirect protective function by contributing to lower levels of reported work stressors and greater use of active coping. Work stressors but not active coping mediated the relationship between social support and symptoms. Implications for future research and workplace interventions are discussed.  相似文献

The major aim of this study was to examine how job stress in the offshore working environment may affect workers experience of strain. This study also analyses both the main and moderator effect of social support on the association between job stress and strain. The association between strain and absenteeism is also analysed. The analyses are based on a self-completion questionnaire survey among employees on offshore oil installations in the Norwegian part of the North Sea (n = 1137). The data collection was carried out in 1994. A similar study was conducted in 1990. Job stress was found to be associated with job dissatisfaction, as well as experience of strain. Social support from a supervisor had a main effect on strain. Some evidence of the moderating effects of social support were found. The employees who had been absent from work experienced most strain. It is concluded that job stress predicted job dissatisfaction and strain. In turn, strain and absenteeism were associated with each other. These results suggest that improving organizational and social factors should be the focal area in health promotion in the offshore oil industry.  相似文献

Organizational leaders and scholars have long regarded social sexual behavior in the workplace as deviant, harassing in nature, and something that organizations must eliminate to ensure maximal performance. Regardless of this perspective, however, social sexual behavior is an inescapable feature of human interaction that cannot be completely controlled in organizations. Moreover, there are many aspects of social sexual behavior that have not been considered or granted enough research attention to entirely warrant the broad assumption that social sexual behavior is always problematic to organizations and individuals. In the current paper, we highlight these under-researched or ignored facets of social sexual behavior. First, we consider the potential buffering effects that consensual social sexual behavior at work can offer to those involved, in terms of protecting them from the negative impact of workplace stressors. Next, we discuss the ways in which social sexual behavior is used as a tool of social influence at work. Finally, we consider the role of social sexual behavior at work as a precursor to the development of romantic relationships among employees. Throughout this discussion, we highlight both the potential benefits and drawbacks of engaging in social sexual behavior at work rather than adopting the perspective that all social sexual behavior at work is harmful. We encourage future research to consider all angles when investigating social sexual behavior at work, so as not to be completely detached from the reality that social sexual behavior can be consensual and sometimes enjoyed.  相似文献

After outlining a taxonomy of perspectives on social support, the literature on the direct and buffer effects of social support with respect to occupational stress is reviewed. It is noted that negative direct and buffer effects of support are frequently observed. Methodological and theoretical explanations for these contradictory findings are presented. It is argued that a different methodological approach is needed to examine such explanations. Three studies-among police officers, secretaries, and correctional officers-are briefly described in which the Daily Interaction Record in Organizations (DIRO) was used. With this event-contingent recording method, social interactions and stressful events are assessed over a period of 5 days, allowing the detailed examination of the processes involved in supportive interactions, and of the effects of such processes.  相似文献

There is a need to understand the associations between attitudes towards retirement in specific occupations and various psychosocial and work-related factors. This study identified correlates of retirement thoughts and retirement preference in hospital physicians. The sample comprised 447 (251 male and 196 female) physicians from three hospital districts in Finland. After adjustment for gender, age and salary, minor psychiatric morbidity increased likelihood of retirement thoughts and retirement preference. Retirement thoughts and retirement preference were more common in doctors reporting low job control, poor teamwork and unjust supervision than in doctors perceiving their working conditions more favorably. Work preference was associated with high overwork. The associations of work characteristics with retirement thoughts and retirement preference largely persisted after control for indicators of health and social circumstances. In conclusion, in addition to demographic and financial factors and health, retirement attitudes in hospital physicians seem to be related to organizational and managerial factors that are potentially amendable to intervention. This has implications for retaining hospital physicians who might otherwise retire.  相似文献

Throughout Europe there are relatively few statistics, gathered a national level, which deal specifically with the problem of violence at work. In the UK, the revised Reporting of Injuries. Diseases and Dangerous Occurrences Regulations (RIDDOR) 1995 now require that certain violent incidents are reported on a national basis. The criteria for reporting, which are entirely dependent on the physical outcome of incidents, are discussed. It is recommended that employing organizations should establish their own internal systems for reportmg and recording a wider range of violent, and potentially violent, incidents. These should then be used to inform risk assessment and risk management.  相似文献

In the field of stress research it is often assumed that social support as well as coping behaviour contributes to feelings of health and well-being. However, until now it has not been altogether clear whether a main-effect model or a buffer model was the more appropriate for explaining the role of these factors in response to stressful situations. In this paper, a research project is described in which both the direct and indirect effects of social support and coping were studied in the work situation of nurses. The results offer more support for a main-effect model than for a buffer or moderating-effect model, especially with regard to the coping strategies 'active problem-solving' and 'palliative behaviour'. However, some moderating effects on nurses' reactions to their work situation were found for social support and for 'comforting cognitions' as a coping strategy.  相似文献

The results of two cross-sectional studies (N = 220 and N = 258) indicate that employees' work-related mastery-approach goals (i.e. the striving to improve one's performance at work) were positively associated with work engagement. Further, this relationship is explained by high levels of instrumental support. In contrast, employees' work-related mastery-avoidance goals (i.e. the striving to avoid performing worse than one aspires to) are positive predictors of job detachment and fatigue. The relationships between mastery-avoidance goals and these detrimental work outcomes are explained by low levels of perceived emotional support. Altogether, these results suggest that workers with mastery-approach goals tend to invest in their social work environment by establishing instrumental exchange relationships. Such relationships are considered functional for task performance and explain the positive relationship with work engagement. Employees who hold mastery-avoidance goals, on the other hand, tend to withdraw from the social structure of the workplace which explains the negative relationship with emotional support. In turn, given the lack of emotional support, psychological detachment and fatigue may emerge. These results are discussed in relation to the surging interest in the social mechanisms that result from the pursuit of achievement goals.  相似文献

This paper presents a conceptually distinct analysis of the data first reported by Leather et al. Specifically, it investigates the effects of exposure to a variety of forms of work-related violence upon work attitudes and general well-being within a sample of UK public house licensees—individuals who manage public houses and hold the licence permitting the sale of alcoholic drinks on the premises. In addition, it examines the role of social support in moderating such effects. Based upon a sample of 242 licensees, it reports a consistent interaction between exposure to such violence and the availability of perceived intra-organizational support in determining the size of any negative effects upon individual well-being, job satisfaction and organizational commitment. It is argued that exposure to all forms of work-related violence, including intimidation, verbal abuse and threat, should be seen as a potential stressor within the work environment, the negative effects of which are buffered by perceived support from within the organization, but not by that perceived to be available from informal sources such as family and friends.  相似文献

It is frequently assumed that a poor psychosocial working environment will create conditions that encourage bullying. However, few studies have examined this assumption while comparing work environment ratings of bullied and non-bullied employees who work in the same organization and/or department. The objectives of this study were therefore, first, to investigate relationships between bullying and other psychosocial work environment factors within a particular organizational setting and, second, to investigate if bullied employees reported higher levels of stress than non-bullied employees. A total of 186 blue-collar employees from a Danish manufacturing company participated in the study (response rate of 93%). Results showed significant differences in bullied and non-bullied employees’ ratings of psychosocial factors such as job control, management style, role clarity, social climate, social contact and work centrality. In order to investigate assumptions that a poor psychosocial work environment creates conditions that encourage bullying, a number of analyses compared the company's manufacturing departments with either high, medium or low levels of bullying. Results showed significant departmental differences. Yet, when bullied employees were removed from the statistical analyses, with regard to the perceived psychosocial environment these same departments could be differentiated only on the basis of rated job demands and management style. The results therefore bring into question the assumption that a generally poor work environment contributes to bullying. None the less, they do suggest that management style may directly or indirectly have contributed to a higher level of bullying. Also, bullied employees reported significantly more symptoms of psychological stress and mental fatigue than non-bullied employees.  相似文献

Non-work social media use at work has seen a dramatic increase in the last decade and is commonly deemed counterproductive work behaviour. However, we examined whether it may also serve as a micro-break and improve work engagement. We used ecological momentary assessment across 1 working day with up to 10 hourly measurements in 334 white-collar workers to measure non-work social media use and work engagement, resulting in 2235 hourly measurements. Multilevel modelling demonstrated that non-work social media use was associated with lower levels of work engagement between persons. Within persons, non-work social media use was also associated with lower concurrent work engagement. However, non-work social media use was related to higher levels of work engagement 1 hour later. While more extensive non-work social media use at work was generally associated with lower work engagement, our advanced study design revealed that the longer employees used social media for non-work purposes during 1 working hour, the more work engaged they were in the subsequent working hour, suggesting that employees turn to social media when energy levels are low and/or when they (temporarily) lose interest in their work. This behaviour may serve as a break, which in turn increases work engagement later during the day.  相似文献

We employ arguments from social exchange theory to develop a framework explicating the relationship between flexi-time and employee absenteeism, employee turnover, and organizational profitability. Then, employing data from 1,064 private sector organizations located in France, Germany, Hungary, Ireland, Italy, Sweden, and the United Kingdom, we test our hypothesized model via path analysis. We found flexi-time to have a significant negative relationship with employee turnover and a significant positive relationship with organizational profitability, controlling for organizational, industry, and country factors, as well as other flexible work arrangements. The relationship between flexi-time and absenteeism did not reach significance in our estimations. We highlight the implications of our work and outline directions for future research.  相似文献

Public understanding of health issues is influenced by the social and political interests of those who gather the information and by the media which disseminates it. This has implications for lay people's beliefs about work stress and has potentially serious personal implications in terms of recognizing, reacting to, and reporting stress in the workplace (Furnham, 1997). The somewhat ambiguous nature of work stress renders it vulnerable to political, social and economic manipulation. This study explores how the issue of work stress is represented in the Australian newsprint media. Fifty-one work-related articles from all major Australian newspapers from 1 January 1997 to 31 December 1997 were selected if 'stress' appeared in the headline. The articles were examined for dominant ideologies and themes. Attention was given to the language used to describe stress, the intended audience, and the voices represented in the articles. Results showed that work stress is represented in the media as an economically costly epidemic, as an outcome of unfavourable work conditions but with individual remedies, and as primarily situated within the public sector. The main voice represented in the media was that of the unions. The reproduction of work stress as a public sector phenomenon serves the interests of public sector unions, the newspapers, and the managers of private sector workers and is not consistent with available workers' compensation data (which is itself problematic).  相似文献

A number of theoretical perspectives as well as common wisdom suggest that leader support is important for alleviating or preventing dysfunctional effects of stress at work. Other perspectives suggest that task characteristics also serve a supportive function. In this study, data from 97 nurses in a paediatric hospital were used to compare the utility of the path-goal theory of leadership, social support theory and substitutes for leadership theory for explaining the impact of leader support on satisfaction and anxiety responses of workers. In addition, the relative impact of leader support and enriched tasks on worker affect was explored. Results suggest that social support theory was able to predict most findings regarding leader support, and that leader support is more important than task to predictions of satisfaction of workers and autonomy is more important to relieving anxiety of workers. The study extends findings about the general value of leader support for managing, but the need to clarify the mechanisms through which the effects occur is emphasized.  相似文献
