As companies look for better ways to managediversity, one of the approaches that is emerging is theuse of female and minoritynetwork groups. These groupsare not well understood, and there has been no quantitative analysis of their impact onminority employees. Social network theory suggests thatnetwork groups should enhance the social resourcesavailable to women and minorities and in that wayenhance their chance of career success, but somecritics of network groups suggest that backlash mightproduce greater social isolation and discrimination. Inthis paper, we analyze a survey of members of theNational Black MBA Association to find out whethernetwork groups have a positive impact on careeroptimism, what specific effects of these groups are mostbeneficial, and whether groups enhance isolation ordiscrimination. Results indicate that network groups have apositive overall impact on career optimism of Blackmanagers, and that this occurs primarily via enhancedmentoring. Network groups have no effect ondiscrimination, either positive or negative. There are someindications of greater isolation, but also someindications of greater contact with Whites. 相似文献

A range of policy issues related to making career development services available to all throughout life are identified. This study analyzed the career development of career and technical education (CTE) high school graduates during their school‐to‐work transition, specifically their adaptability in the face of barriers. Forty graduates (22 men, 18 women) from working‐class backgrounds participated in baseline surveys at graduation and phenomenological interviews 1 year postgraduation. Primary themes were job loss altered career plans, whereas relevant jobs propelled career development; limited access to college constrained options, whereas college experience expanded options; graduates experienced the loss of education‐related support, and CTE served as a backup plan. Teachers and school counselors emphasized organizational barriers including limited staffing for upper level math courses and inconsistent workplace partnerships. 相似文献

Family systems propositions as applied to career development theory were tested in a cross-sectional survey examining the relationship between family members' perceptions of family functioning and adolescent career development measures. Results of the analysis showed that family functioning dimensions as evaluated by 11th-grade students and their parents were more frequent and stronger predictors of career development than gender, socioeconomic status, and educational achievement. 相似文献

Alternative causal models were developed,relating Work Centrality and Job Satisfaction toantecedents and outcomes. The antecedents examined weredemographics and need for achievement, and the outcomes included performance, wages, organizationalcommitment, and career planning. The models were testedusing data of Israeli high-tech personnel. Resultsindicated that organizational commitment, careerplanning, and wages were significantly affected by workcentrality, while performance was positively butnonsignificantly related to it. While all models provedto be acceptable, the best model posited JobSatisfaction as an antecedent rather than an outcome of WorkCentrality. It also revealed the importance ofdemographics for outcomes. Using longitudinal survey data, the present study examined the effect of participation on career development skills in 6 career education experiences and school success among South Korean adolescents (2,473 young men, 2,132 young women; mean age = 15.86 years). Regression analyses indicated that students who participated in career education programs in school once or twice over a 2‐year period had the highest scores in both career development skills and school success. In contrast, there was no relationship between career education, career development skills, and school success for students who participated in career education programs only once or not at all. Results support the influence of career education interventions on students' career development skills and school success. This study provides accountability information on the effectiveness of career education interventions at South Korean secondary schools. The authors offer suggestions about more effective career interventions that can be applied in South Korean high schools. 相似文献

Discourse analysis can be used to understand and interpret culturally and socially produced meanings regarding work and to outline how specific rules and conventions can configure meaning production of work in context. The implications of some core concepts in discourse analysis pertinent to career counseling are explored, including discourse, deconstruction, power/knowledge, psy‐complex, ideology, and identity. Such an exploration has the potential to initiate a process of critical self‐reflection in career counseling and development so as to enhance ethical, fair, and inclusive practices in the field. 相似文献

Trends in career counseling with lesbian and gay clients are reviewed along with discussions on considering lesbian women and gay men a different cultural minority. Applying the concept of maximizing—careful evaluation of options in pursuit of optimal goals—to career decisions, the authors developed the Career Maximizing Scale (CMS). The measure was administered to samples of working adults and university students across 3 studies. Factor analysis indicated that the measure is unidimensional and has favorable psychometric properties. Career maximizing was related to but distinct from general maximizing. Career maximizing was positively related to indicators of decision confidence (e.g., career decision‐making self‐efficacy) and positively related to desirable career outcomes (e.g., career satisfaction). Career maximizing was also modestly related to certain desirable academic outcomes (e.g., commitment to university major). Use of the CMS may facilitate effective career counseling. 相似文献

The authors examined the relative contributions of both proximal and distal supports to the career interests and vocational self‐efficacy in a multiethnic sample (N = 139) of middle school adolescents. Consistent with Social Cognitive Career Theory, it was found that (a) vocational self‐efficacy and career planning/exploration efficacy consistently predicted young adolescents' career interests across Holland (J. L. Holland, D. R. Whitney, N. S. Cole, & J. M. Richards, 1969) themes; (b) gender and career gender‐typing predicted interests in Realistic, Investigative, and Social careers; and (c) perceived parent support accounted for 29% to 43% of the total unique variance in vocational self‐efficacy for all Holland theme careers. 相似文献
